간호사의 직장 내 괴롭힘 경험에 따른 조직문화, 조직몰입의 비교 (Comparison of Organizational Culture and Organizational Commitment based on Experience of Workplace Bullying in Clinical Nurses)

  • Purpose: This study aimed to investigate the relationship among nurses' workplace bullying experience, organizational culture, and organizational commitment. Methods: Nurses who had worked for more than 6 months (N=299) were selected from 5 general hospitals. Data were collected from August to September 2014, using a self- reported questionnaire, and were analyzed using SPSS version 20.0. Results: Among the participants, 17.7% reported having experienced workplace bullying. Those who had experienced workplace bullying reported significantly lower relation-oriented culture, innovation-oriented culture, and organizational commitment as compared to the other group (t=-2.50, p=.016; t=-2.60, p=.011; t=-2.91, p=.004, respectively). Rank-oriented culture was higher in those who had experienced workplace bullying as compared to those who had not (t=2.76, p=.007). Conclusion: Those who had experienced workplace bullying had higher scores on rank-oriented culture and lower scores on innovation-oriented culture, relation-oriented culture, and organizational commitment. To reduce workplace bullying among nurses, hospital managers should improve the relation-oriented organizational culture and alleviate the rank-oriented culture.

  • Purpose: The purpose of the study was to identify factors related to turnover intention among Korean visiting nurses. Methods: The data from 192 of 208 nurses working in southern part of Korea were collected for analysis during in-service education in May 19~20, 2011. Descriptive statistics, chi-square tests, ANOVA, and logistic regression analysis were performed using SPSS 19.0 program. Results: Among the general characteristic factors, young, married, university graduation, lower satisfaction with income and longer work experience as a nurse were associated with higher odds of turnover intention. Organizational commitment was associated with low turnover intention. Way of coping was not statistically significantly associated with turnover intension. Conclusion: Stress from the organizational system was found to be the most important variable that explains the turnover intention in this study. Use of sensible communication methods and introduction of effective conflict resolution system is suggested to reduce turnover intention. Further research is recommended to identify the job demands and organizational systems of visiting nurses.

  • Purpose: This study aims to find out ultimate forecasting factors of intention to resign by examining the degree of burnout, job satisfaction, organizational commitment and turnover intention to resign in hospital nurses and to look into the differences among them according to general characteristics. Methods: This study used investigation of relationships to analyze relations among burnout, job satisfaction, organizational commitment and turnover intention to resign in hospital nurses to find out factors influencing turnover intention to resign in hospital nurses. Results: This study revealed that the higher job dissatisfaction and burnout of hospital nurses, the higher turnover intention to resign. This study also showed that the higher burnout caused the lower job satisfaction which led to resignation and a forecasting factor that influenced turnover intention to resign was burnout. Conclusion: It is necessary to conduct continuous and systematic research and to seek ways that can prevent the resignation of nurses and improve job satisfaction in hospital nurses.

직무요구와 직무자원이 병원행정직 간호사의 소진과 조직몰입에 미치는 영향 (The Effects of Job Demand and Job Resources on Burnout and Work Engagement of Hospital Nurse Administrators)

  • Purpose: This study aims to investigate the degree of job demand, job resources, burnout, and the organizational commitment of administrative nurses based on the job demands-resources model. Further, it seeks to confirm the influencing factors affecting nurses' burnout and organizational commitment. Methods: The participants were 188 administrative nurses working at hospitals (one tertiary hospital and six general hospitals) located in D City. The collected data were analyzed with IBM SPSS Statistics 23.0 using frequency, percentage, mean, standard deviation, t-tests, ANOVA, Pearson's correlation coefficient, and multiple regression analysis. Results: The influential factors of burnout were role conflict (β=.50), job demand (β=.18), job position (β=-.17, team leaders and above), and social support (β=-.15). The regression model had an explanatory power of 59%. The influential factors of organizational commitment were appropriate rewards (β=.59), job position (β=.15, team leader or above), working department (β=.14, referral center and health screening administration department), and social support (β=.18). The regression model had an explanatory power of 59.5%. Conclusion: The results support the job demands-resources model, and interventions should be developed to decrease job demand and provide sufficient job resources.

요양병원 간호사의 감정노동과 직무몰입이 이직의도에 미치는 영향 (The Effects of Emotional Labor and Job Involvement on Turnover Intention of Nurses in Long-term Care Hospitals)

  • Purpose: The purpose of this study was to identify the influencing factors on turnover intention of nurses in long-term care hospitals. Methods: Data were collected from 210 nurses in 11 long-term care hospitals in B city. Data were analyzed using descriptive statistics, t-test, ANOVA, Pearson's correlation coefficient, and Stepwise multiple regression. Results: Turnover intention was significantly correlated with emotional labor(r=.35, p<.001) and job involvement (r=-.38, p<.001). In a multiple regression, emotional labor (${\beta}=.31$, p<.001), age (${\beta}=-.27$, p<.001), job satisfaction (${\beta}=.24$, p<.001), job involvement (${\beta}=-.23$, p<.001), and number of patients assigned(${\beta}=.14$, p=.009) were associated with turnover intention. These factors attributed to 41.2% of the total variance in turnover intention. Conclusion: Considering the results of this study, proactive educational and/or human resource management interventions need to be developed especially for those younger nurses in order to reduce emotional labor as well as to promote job satisfaction and job involvement of nurses in long-term care hospitals.

  • Purpose: The study is to identify a correlation among hospital nurses' emotional labor, social support and organizational commitment and to analyze the effects on organizational commitment. Methods: The participants are 300 nurses working at two general hospitals located in Gyeonggi-do, who agreed to join the study. Data collection were done from July to September in 2014. The collected data are analyzed a descriptive statistic, t-test, ANOVA, $Scheff{\acute{e}}$ test, Pearson's correlation coefficient, and multiple regression and SPSS/WIN 15.0 Program was used in the process. Results: Organizational commitment was negatively correlated with emotional works but it was positively correlated with social support. The factors affecting organizational commitment were informational support and evaluative support which were sub-domain of social support as well as level of emotional expression which was a sub-domain of emotional works, their positions and level of education. Conclusion: To increase the level of an organizational commitment, a method of coping in difficult situations and information relating to private assessments is recommended. Also, the organization should prepare a plan that members can properly manage their emotions face-to-face with clients.

  • Purpose: This study examined relations between perceiving a calling and job satisfaction in probation officers. Additionally, multiple mediator model was run to examine the mediating effect of work meaning and career commitment in the relations of perceiving a calling and job satisfaction. Methods: Four factors (job satisfaction, perceiving a calling, work meaning, career commitment) were measured with Likert scales. Data collection was conducted from Aug. 1 to Sept. 20, 2014 using self-report questionnaires. Participants (211 probation officers) were selected from 7 probation offices and 1 Juvenile Training School in Seoul of South Korea. Collected data were analyzed using SPSS/WIN 21, AMOS 21, and Sobel test. Results: The study result was as followings. 1) Job satisfaction was influenced by perceiving a calling, work meaning and career commitment. 2) Results indicated that work meaning and career commitment fully mediated the relation between perceiving a calling and job satisfaction. Conclusion: The results of this study indicate that improving job satisfaction and mental health in probation officers is necessary to implement concerning work meaning and career commitment program at the organizational level.

의료기관 종사자의 고객접점 (MOT)서비스교육만족도, 고객지향성 및 서비스몰입 간의 관계 (The Relationships among the Service Education Satisfaction, Service Involvement, and Customer Orientation of Hospital Employees)

  • Purpose: This study was conducted to evaluate the relationships among the service education satisfaction, service involvement, and customer orientation of hospital employees after yearly-planned MOT service education. Methods: The data collection was done through the questionnaire survey in a university hospital located in D city from March 15 to 31, 2010. The statistical analysis was done by SPSS/WIN 18.0 program. Results: The enrolled employees were two hundred and seventy six. Among the characteristics of employees, adequate work load, good payment, reasonable promotion system, suitability of work aptitude and good relationships with staff improved the service education satisfaction, customer orientation, and service involvement of hospital employees. For the customer orientation, old age and lower educational background were positive factors. The correlations among the service education satisfaction, customer orientation, and service involvement of hospital employees were significant. The factors that affect customer orientation and service involvement were found to be age, suitability of work aptitude and service education satisfaction. Conclusion: In conclusion, customer orientation and service involvement were related with the satisfaction of employees for working condition and service education. In terms of good medical service quality, plans for maintaining adequate working environment and systematic service education should be established.

간호학과 교수의 직무 스트레스와 교수 효능감이 조직 몰입도에 미치는 영향 (Effects of Job Stress and Teaching Efficacy on Organizational Commitment of Nursing Professors)

  • Purpose: This study aimed to identify how job stress and teaching efficacy impacted organizational commitment. Methods: Data were collected from 158 nursing professors via an online survey, from Jan to June 2019. Results: The study found that four factors affected the organizational commitment of nursing professors: i) type of nursing institution in which they are currently employed (β=-.16, p=.030), ii) position as an assistant professor (β=-.37, p=.012) and an associate professor (β=-.44, p=.002), iii) salary in the 50-59 million won range (β=.20, p=.024), and above 60 million won (β=.41, p<.001), and iv) professor's teaching efficacy (β=-.18, p<.016). Conclusion: To increase the organizational commitment of four-year university professors, job characteristics should be considered. In the case of lower positions and salaries, additional compensation and programs that increase school affiliation should be introduced. Teaching methods training, lecture evaluation monitoring programs, and clinical training may also improve teaching efficacy.

병원간호사의 세대 간 전문직 자부심과 조직몰입: 개인주의-집단주의 성향의 매개효과를 중심으로 (Effects of Generation on Professional Pride and Organizational Commitment among Hospital Nurses: The Mediating Effects of Individualism-Collectivism Tendency)

  • Purpose: This study examined the mediating effect of the individualism-collectivism tendency of hospital nurses on the impact of their generation on professional pride and organizational commitment. Methods: 163 nurses participated in the study. One-way analysis of variance (ANOVA) and SPSS' Process Macro Model 4 was used to examine the relationships. Results: No intergenerational differences in individualistic propensity were observed, while collectivist propensity was higher in X-generation than Z-generation. Further, X-generation showed higher professional pride and organizational commitment than Y- and Z-generation. Notably, collectivistic (individualistic) tendency had (did not have) a mediating effect on the influence of generation on professional pride and organizational commitment. Conclusion: This study provided empirical evidence on the antecedent factors for forming collectivistic organizational culture in nursing organizations by demonstrating the mediating effect of collectivism propensity on professional pride and organizational commitment according to hospital nurses' generations nurses.
