조직유착모형의 경험적 적합성에 관한 고찰 - 교사들의 경우를 중심으로 한 한 . 미간 비교연구 - (An Empirical Testing of Employee Attchment Model: A Comprison of South Korean and U.S. Teachers)

  • 본 논문은 피고용자들의 조직에 대한 헌신도와 근속의도에 초점을 두는 피고용자 조직유착(employee organizational attachment)의 인과모형을 비교, 검토한다. 이 논문은 교사들의 조직유착 행위에 대한 두 개의 연구, 즉 미국 시카고 지역 공립학교 교사들에 대한 연구와 한국의 서울시 중등학교 교사들에 대한 연구를 바탕으로 하고 있다. 이 논문의 이론적틀은 Price-Mueller의 조직유착모형이다. 이 모형은 크게 다섯 개 군의 변수들을 포함하고 있다: 1) 일(노동)에 대한 반응변수 - 업무만족도, 헌신도, 근속의도, 2) 심리학적 긴장변수 - 역할애매성, 역할갈등, 업무과부하, 학생들의 자질, 3) 사회적 구조변수 - 자율성, 단순성, 분배정의 승진의 정당성, 4) 경제적 구조변수 - 보수, 직업안정성, 승진기회, 외부 노동시장 기회, 그리고 5) 개인적 성향변수 - 직업헌신도, 노동가치, 기대만족, 긍정적 인성. 자료는 질문지 조사방법으로 수집되었으며, 서울시내 중등교사들을 대상으로 한 표본 조사 결과 649개의 유효사례가 최종분석에 사용되었다. 조직유착의 인과적 모형을 검증하기위해 LISREL을 이용한 공분산구조분석이 사용되었다. 결과에 따르면 근속의도에 대한 외생변수들의 영향을 매개하는 데, 내생변수인 업무만족도와 조직헌신도의 역할이 미국에 비해 크게 작을 뿐만 아니라, 이 모형은 근속의도 변수의 변량을 크게 설명하지도 못한다. 한국과 미국의 이러한 차이는 한국의 교사들이 가지고 있는 고용관계와 노동시장의 구조적 특성들, 즉 강제적 이동과 외부노동시장의 폐쇄성 때문에 나타나는 것으로 보인다. 미국에서 발달한 이러한 조직유착모형은 적용범위(scope condition)를 명시함으로써 예외적인 경험적 자료에 따른 잘못된 무효화를 방지할 수 있을 것이다. 그리고 앞으로 연구는 한국 교사들의 경우와 같은 구조적 제약에서 피고용자들의 조직유착을 가져오는 요인들에 대한 개념적 및 경험적 탐구에 더 많은 관심을 두어야 한다.

산업장 교대근무 근로자의 건강증진행위 예측요인 (Predictive Factors of Health promotion behaviors of Industrial Shift Workers)

  • Industrial shift workers feels suffer mental stresses which are caused by unfamiliar day sleep, noisy environment, sleeping disorder by bright light, unusual contacts with family, difficulty in meeting with friends or having formal social meetings and other social limitations such as the use of transportation. Such stresses influence health of the workers negatively. Thus the health promotion policy for shift workers should be made considering the workers' ways of living and shift work specially. This study attempted to provide basic information for development of the health promotion program for industrial shift workers by examining predictive factors influencing health promotion behaviors of those workers. In designing the study, three power generation plants located in Pusan and south Kyungsang province were randomly selected and therefrom 280 workers at central control, boiler and turbine rooms and environmental chemistry parts whose processes require shift works were sampled as subjects of the study. Data were collected two times from September 17 to October 8, 1999 using questionnaires with helps of safety and health managers of the plants. The questionnaires were distributed through mails or direct visits. Means for the study included the measurement tool of health promotion behavior provided by Park(1995), the tool of self-efficacy measurement by Suh(1995), the tool of internal locus of control measurement by Oh(1987), the measurement tool of perceived health state by Park(1995) and the tool of social support measurement by Paek(1995). The collected data were analyzed using SPSS program. Controlling factors of the subjects were evaluated in terms of frequency and percentage ratio Perceived factors and health promotion behaviors of the subjects were done so in terms of mean and standard deviation, and average mark and standard deviation, respectively. Relations between controlling and perceived factors were analyzed using t-test and ANOVA and those between perceived factors and the performance of health promotion behaviors, using Pearson's Correlation Coefficient. The performance of health promotion behaviors was tested using t-test, ANOVA and post multi-comparison (Scheffe test). Predictive factors of health promotion behavior were examined through the Stepwise Multiple Regression Analysis. Results of the study are summarized as follows. 1. The performance of health promotion behaviors by the subjects was evaluated as having the value of mean, $161.27{\pm}26.73$ points(min.:60, max.:240) and average mark, $2.68{\pm}0.44$ points(min.:1, max.:4). When the performance was analyzed according to related aspects, it showed the highest level in harmonious relation with average mark, $3.15{\pm}.56$ points, followed by hygienic life($3.03{\pm}.55$), self-realization ($2.84{\pm}.55$), emotional support($2.73{\pm}.61$), regular meals($2.71{\pm}.76$), self-control($2.62{\pm}.63$), health diet($2.62{\pm}.56$), rest and sleep($2.60{\pm}.59$), exercise and activity($2.53{\pm}.57$), diet control($2.52{\pm}.56$) and special health management($2.06{\pm}.65$). 2. In relations between perceived factors of the subjects(self-efficacy, internal locus of control, perceived health state) and the performance of health promotion behaviors, the performance was found having significantly pure relations with self-efficacy (r=.524, P=.000), internal locus of control (r=.225, P=.000) and perceived health state(r=.244, P=.000). The higher each evaluated point of the three factors was, the higher the performance was in level. 3. When relations between the controlling factors(demography-based social, health-related, job-related and human relations characteristics) and the performance of health promotion behaviors were analyzed, the performance showed significant differences according to marital status (t=2.09, P= .03), religion(F=3.93, P= .00) and participation in religious activities (F=8.10, P= .00) out of demography-based characteristics, medical examination results (F=7.20, P= .00) and methods of the collection of health knowledge and information(F=3.41, P= .01) and methods of desired health education(F=3.41, P= .01) out of health-related characteristics, detrimental factors perception(F=4.49, P= .01) and job satisfaction(F=8.41, P= .00) out of job-related characteristics and social support(F=14.69, P= .00) out of human relations characteristics. 4. The factor which is a variable predicting best the performance of health promotion behaviors by the subjects was the self-efficacy accounting for 27.4% of the prediction, followed by participation in religious activities, social support, job satisfaction, received health state and internal locus of control in order all of which totally account for 41.0%. In conclusion, the predictive factor which most influence the performance of health promotion behaviors by shift workers was self-efficacy. To promote the sense, therefore, it is necessary to develop the nursing intervention program considering predictive factors as variables identified in this study. Further industrial nurses should play their roles actively to help shift workers increase their capability of self-management of health.

병원종사자의 직업성 스트레스에 관한 연구 - 서울시내 500병상 이상 병원종사자를 중심으로 - (Occupational Stress of Hospital Workers)

  • The purpose of this thesis is to study theoretical access to the methods that have been used for the research of occupational stress, thereby providing management methods of occupational stress of hospital workers. With a stress model of hospital workers set up from the viewpoint of organization management, 929 sets of questionnaires were collected from intern doctors, resident doctors, nurses, nursing aides, pharmacists, medical technicians, workers in patient affairs(reception and medical insurance workers), administrators and clerks from the 8 hospitals in Seoul with more than 500 beds. Upon variance analysis, correlation analysis and regression analysis of the collected questionnaires, this work examined how differences in stress caused by specific occupations and formulated a method of stress management for the hospital workers. The results are as follows. 1) If some duties of the nurses suffering from role-overloaded stress are transferred to the nursing aides dissatisfied with insufficient role, the two grunting groups can be satisfied at the same time. It is also necessary to transfer some jobs of the overloaded workers in patient affairs to the administrators, or the other way around. To reduce stress of conflict and ambiguity of role caused by the obscure division of roles between the workers, the role of each occupation should be delineated and the clear division of roles should be translated into action strictly according to that delineated. 2) Stress of inefficiency of organization from which the student doctors suffer can be relieved by management of participation. If they have access to the process of decision-making in general hospital affairs and consequently their understanding and the autonomy of job performance are promoted, such stress will be reduced. 3) To cope with stress of career development from which nurses, medical technicians, administrators, workers in patient affairs suffer, it is necessary to establish whether they have a chance to revive their careers, whether there are any ways of remotivation for less contributive workers, and whether they encourage each other to develope their careers. If they are given a chance to develope their careers, such stress will be relieved. 4) Pharmacists, suffering from stresses of living and personal relations, have strong cohesive power among themselves and organize a well-integrated team; thereby reducing the stress of personal relations and increasing productivity. 5) For administrators and student doctors confined to lesser social supports and for nurses and workers in patient affairs whose recognition of stress and job satisfaction are affected by social supports, emotional and informational supports for job performance help alleviate an individual's mental, and physical stress. 6) In addition to the above-mentioned stress-management methods, if an organizational coping strategy is provided according to the types of stress from the general viewpoint of the whole group of hospital workers, it would be of great help to managing stress. For example, the redesign of jobs, the management of objective, the improvement of working environment, the formation of an autonomous working group and various working plans can be set up for those who suffer from stress related to inappropriate role, while career counseling and development of career process can be provided for those dissatisfied with career development. Participation in the process of decision-making and the restructuring of the organization are needed for those who suffer from stress of malfunctioning organization, whereas creation of a supportive organizational atmosphere is desired for those who feel stressed due to personal relations. As well, such organizational coping strategies. as the increase of welfare facilities, seminars and educational programs and provision of health-promotion facilities can be provided.

예비치과위생사의 취업에 관한 의식 조사 (A Survey on Preliminary Dental Hygienists' Senses of Employment)

  • The purpose of this study was to conduct a survey on the senses that preliminary dental hygienists have on employment, who applied for the National Dental Hygienist Examination, so that it could provide a basic reference required for fostering good human resources specializing in oral health with a sense of mission and responsibility as professional. To meet these goals, a self-administered questionnaire survey was conducted for participants in a refresher education meeting for preliminary dental hygienists across three major regions(Seoul, Daejeon and Busan), which was held by the Korean Dental Hygienists Association(KDHA) on Jan. 15, 2006. Total 289 sheets of questionnaire were collected, and 262 sheets except invalid or incomplete ones were used for examination and analysis. As a result, this study came to the following conclusions: First, it was found that 40.4% respondents wanted to be employed in dental clinic or hospital. Most respondents(90.1%) answered that faithfulness is most valued as prerequisite qualification for employment in hospital, and highest percentage of respondents(39.3%) wanted to earn 16 to 17 million Korean won annually. For internship opportunities, 61.9% respondents replied that they could willingly accept the internship, provided that basic pay and switchover to regular employee are all assured. Second, as the results of survey on employment circumstances around respondents, it was found that most respondents(58.3%) were employed in dental clinic or hospital, and highest percentage of respondents(35.0%) earned 15 to 16 million Korean won. Third, it was found that interpersonal relationships among employees had most significant effects(4.81) on selection of employment, which was followed by in-house welfare benefits 1(monthly/annual vacation, resting room, etc; 4.56). For possible influential factors on the selection of employment depending on whether employed or not, it was found that there were Significant differences in pay, welfare benefit 2(seminar, orientation, refresher training opportunities, etc), post-wedding continued employment and merit system between employees and non-employees(pE0.05). Fourth, the survey on respondents' occupational senses of dental hygienist showed that major tasks of dental hygienists were represented by oral disease prevention(92.6%), case management(71.5%), oral health education(66.3%), hospital/clinic management and dental management support(10.4%) and public oral health activities(6.7%) respectively. For job satisfaction, it was found that almost half respondents(48.9%) showed satisfaction at their job and 32.6% felt satisfied at and proud of their job. That is, majority of respondents(81.5%) felt satisfied at their job as dental hygienist. For follow-up requirements to qualify for dental hygienists, it was found that 73.3% felt it necessary to give more investments to self-development, 62.2% respondents considered protection of membership's rights as one of future assignments that KDHA should be more committed to. For future social awareness about dental hygienists as occupation, 69.2% respondents expected that they would be better developed and treated as professional. And desired training courses as a part of qualification for professional dental hygienists were represented by case management(services, manners, etc; 33.3%), implant(28.9%), esthetics(correction, prosthesis, whitening; 18.9%) and so on. For an item on working years, it was noted that 75.9% respondents would keep working as dental hygienists as long as they could.

영과잉 음이항회귀 모형을 이용한 보험설계사들의 이직횟수 적합 (Fit of the number of insurance solicitor's turnovers using zero-inflated negative binomial regression)

  • 본 연구는 계수자료 (count data)를 반응변수로 갖는 포아송회귀 모형, 음이항회귀 모형, 영과잉 포아송회귀 모형, 영과잉 음이항회귀 모형의 4 모형의 비교를 통해 보험 설계사들의 이직횟수 적합을 위한 최적모형을 찾고자 한다. 보험설계사 이직횟수의 분산이 평균보다 큰 과대산포가 존재하고 0인 경우의 비중이 높을 경우에 영과잉 음이항회귀 모형을 적합하는 것이 타당함을 보여주고 보험 설계사들의 이직횟수에 영향을 주는 요인을 규명하고자 한다. 로그우도값, AIC, SBC 등을 고려하여 보험설계사 이직횟수 적합을 최적의 모형은 영과잉 이항모형과 음이항회귀모형의 결합인 영과잉 음이항 모형이 선택되었다. 영과잉 이항모형에 포함된 변수로는 성별, 총 보험설계사 근무연월, 교차모집 설계사 등록, 보유고객 수, 소속회사 유형이었고, 음이항회귀 모형에 포함된 변수로는 직무만족, 조직몰입, 채널경영만족, 총 보험설계사 근무연월, 현 직장에서 근무연월, 소속회사 유형이었다. 영과잉 음이항회귀 모형의 적합결과, 이직횟수에 유의한 영향을 주는 요인으로는 현 직장에서 근무연월, 총 보험설계사 근무연월, 소속회사 유형, 채널경영만족, 직무만족 순으로 나타났다.

자연재해 주제를 활용한 창의융합 HTE-STEAM(융합인재교육) 프로그램 개발 및 효과 (Development and Effect of Creative Convergence HTE-STEAM Program using Natural Disaster)

  • 이 연구의 목적은 고등학생들을 대상으로 한 자연재해 활용 HTE-STEAM 프로그램을 개발하여, 그들의 STEAM에 대한 태도와 만족도 변화를 검증하는데 있다. 자연재해를 활용한 6차시의 HTE-STEAM 프로그램을 개발하였고, 경기도 G 고등학교와 세종시 N 고등학교에 재학 중인 243명을 대상으로 효과성을 검증하였다. 자료 분석은 단일집단 사전, 사후 대응표본 t-검정을 실시하여 STEAM에 대한 태도 및 만족도에 대한 효과를 검증하였다. 연구 결과는 다음과 같다. 첫째, 고등학생을 대상으로 지구과학 영역의 '자연재해' 주제를 선정하여 드론 인명 구조사가 되어 드론을 비행하는 STEAM 교육프로그램을 개발하였다. 총 6차시로 구성된 프로그램은 자연재해 및 드론과 관련된 필수 지식과 다른 상황에서 학습한 내용을 적용하여 학생들이 주어진 문제를 직접 해결하도록 하는 경험을 제공하는 프로그램으로 구성하였다. 둘째, STEAM 태도 검사의 사전·사후 점수 차에 의한 대응 표본 t-검정에서 모두 유의미한 통계적 검정 결과를 나타내었다(p<.05). 드론을 활용한 HTE-STEAM 프로그램은 7개 하위 구인으로 구성된 STEAM 교육에 대한 태도 전반에 걸쳐 유의미한 향상 효과가 있었다. 셋째, HTE-STEAM 만족도 검사에서는 하위 구인의 평균값이 3.64~3.76을 나타내어 전체적으로 긍정적인 반응을 나타내었다. 학생이 주어진 문제 상황을 스스로 이해하고, 이를 해결하기 위한 창의융합적인 설계 및 제작과정을 통해 학생들의 만족도가 높아진 것으로 판단된다.

왜 과학교사가 되려하는가? -우리나라 예비과학교사들의 교직 선택 동기- (What Factors Affect Pre-service Teachers in Choosing Teaching Science as Career?: Teaching Motivations of Pre-Service Science Teachers in Korea)

  • 본 연구의 목적은 우리나라 예비 과학 교사들의 교직 선택 동기요인과 만족도를 조사하는 것이다. 이를 위해 우리나라 11개 대학의 예비과학교사 815명을 대상으로 설문을 수행하였다. 본 연구에 사용된 교직 선택 동기 설문지는 Richardson과 Watt(2006)의 연구에서 개발된 FIT(Factors Influencing Teaching Choice)를 사용하였다. 분석 결과, 우리나라 예비 과학 교사들의 교직 선택에 가장 크게 영향을 미친 것은 내재적 직업 가치였으며, 그 다음은 과거의 교수학습 경험과 사회적 기여에 대한 동기에 대한 응답 비율이 높아 외재적 가치보다는 내재적 동기와 이타적 동기가 높은 것으로 나타났으나 기존 연구결과에서 나타난 다른 나라들의 평균보다 낮았다. 한편, 자신이 교직에 적합한 능력을 갖고 있다는 응답 비율이 낮거나, 교직은 전문성이 요구되며 어려움이 요구된다는 응답비율이 높아 교직에 대한 자신감은 낮은 것으로 분석되었다. 교직선택에 대한 만족도를 살펴보면, 평균 5.36으로 대체적으로 만족하는 것으로 보이나, 호주, 미국 등의 응답 평균에 비해서는 낮은 것으로 나타났다. 성에 따른 차이로는 교직 선택에 대해 남자 예비 교사들은 자신이 교직에 적합한 능력을 갖고 있기 때문에 택하였다고 응답한 비율이 높은 반면 여자 예비 교사들은 타인의 영향이 더 컸다고 인식하고 있었다. 또한, 여자 예비 교사들은 남자들보다 교사직무의 행정적, 감정적 어려움 등의 직무부담을 크게 느끼고 있었다. 마지막으로 교직 선택에 대한 만족도와 가장 높은 상관관계를 보인 동기는 내재적 직업 가치였다. 따라서 예비교사들의 내재적/이타적 동기를 높일 수 있는 방안이 필요하며 성별 차이에 따른 차별화된 접근이 요청된다.

중소기업의 IT자원이 업무성과에 미치는 영향에 관한 연구 (A study on the effect of SME IT resource on performance)

  • 자원기반이론(Barney, 1991)에 근거하여 중소기업의 IT를 자원과 역량으로 구분하였으며, IT자원과 역량이 성과에 영향을 미치는지 확인하였다. 즉, 중소기업 대상의 설문조사와 IT전문가를 대상으로 설문조사를 실시하여 중소기업이 보유하고 있는 IT자원을 역량과 자원으로 구분하였다. Barney(1991)가 제안한 자원의 4가지 특성(가치, 희귀성, 비대체성, 비모방성)중에서 가치와 비모방성을 대상으로 중소기업의 IT자원과 역량을 구분하였으며 구분된 IT자원과 역량은 기업의 성과에는 어떻게 영향을 미치는지 연구하였다. 연구결과 IT의 자원과 역량은 "Knowledge-based"의 필요여부에 따라서 구분되었다. 분석결과, 서버, DB(database), 시스템 관리자, 프로그래머, CIO, BA는 역량으로, 데스크탑 PC, 소프트웨어, 급여 및 회계관련 프로그램, 이커머스, 홈페이지 그리고 네트워크는 자원으로 분류되었다. 그리고, 분류된 중소기업의 IT자원과 IT역량은 기업의 성과(종업원 만족도, CEO 만족도)에 모두 영향을 미쳤다. IT는 분명히 기업의 성과에 영향을 미치고 있다. 결론적으로 자원은 기업이 어떻게 활용하는가에 따라서 IT자원 또는 IT역량이 될 수 있으며, 자원, 역량 구분없이 모두 중소기업의 성과에는 영향을 미친다는 것을 알 수 있었다. 따라서 IT투자를 고려할 때 기업은 필요한 IT 자원을 구입하여 활용하게 되면 기업의 성과로 연결된다는 것이다.

맞춤형 방문구강보건사업 현황조사 (A study on the state of customized visiting oral health programs)

  • Objectives : This study was to examine the state of customized visiting oral health programs in a bid to help facilitate the unified operation of the programs and the development of required guidelines. Methods : The subjects in this study were 49 dental hygienists who were professionals responsible for customized visiting health care programs across the nation. Results : 1. Regarding the form of employment of the dental hygienists were investigated many contract and daily workers. 2. As to the possession of equipment necessary for visiting oral health programs, denture cleaners(12.2%) were most widely possessed in some regions, followed by mobile scalers(10.2%) and mobile suctions(8.2%). In terms of expendable devices and materials, dental mirrors, pincettes and explorers were the most widely possessed dental checkup devices, and the most widely possessed oral hygiene supplies were toothbrushes, interdental brushes and denture cleaners. Those devices and materials were in more possession than the other types of devices and materials. The most widely possessed equipment for educational purpose was laptop computers, followed by beam projectors and screens. The most widely possessed teaching materials were dentiform, followed by CD-ROMs. 3. Those whom they visited the most for oral health care service were elderly people, followed by the disabled and patients with chronic diseases. The dental hygienists who went out to visit those people outnumbered the others who stayed at public health centers. Concerning the types of visiting oral health care service, the most prevalent service provided to the elderly included denture cleaning/management, oral massage and preventive treatment against dental caries. The most dominant service provided to the disabled involved education of the oral health care act, preventive treatment against dental caries and toothbrushing by professionals. The most common service offered to patients with chronic diseases was education of the oral health care act and oral health education. The dental hygienists paid a visit to a mean of 5.8 households a day. The average weekly number of households cared by the dental hygienists was 27.3. It took a mean of 37.1 minutes for them to take care of each household. 4. As for satisfaction level with the implementation of the visiting oral health programs, they expressed the greatest satisfaction at teamwork with professionals($3.56{\pm}0.94$), followed by the professionalism of their work($3.21{\pm}0.94$) and workload($3.08{\pm}0.94$). Their satisfaction level with the work conditions required for creative job performance($2.75{\pm}0.98$) and partnership with other institutions($2.64{\pm}1.03$) was below 3.0. In regard to the impact of their characteristics, marital status made a statistically significant difference to satisfaction level with workload. The unmarried dental hygienists were more pleased with their workload than the married ones(p<0.05). 5. As to needs for education for professionalism improvement, they asked for education about visiting oral health care skills the most, followed by education about oral health care for patients with chronic diseases, education of planning/evaluation and education of oral health care for the disabled. Conclusions : The top priority for the vitalization of the programs was the procurement of budget, followed by the procurement of equipment and educational media and the procurement of human resources.

중국소비자의 한국관광 만족을 위한 탐색적 연구 (A Study for Satisfaction of Chinese Tourists in Korea)

  • 본 연구는 문화체육관광부의 한국문화관광연구원에서 제공하는 2015년 외래관광객 실태조사 원자료를 활용하여 입국 관광객의 가장 큰 비중을 차지하는 중국 관광 소비자의 만족도 확인 및 향후 지속적 유치를 가능케 하는 방안을 제언하고자 하였다. 이를 위해 중국 소비자의 인구통계학적 특성과 관광 특성에 따라 전반적 관광만족도, 재방문의도, 추천의 도에의 차이와 영향요인을 분석하였다. 분석 결과, 인구통계학적 특성 중 연령과 직업에 따라 전반적 관광 만족도와 재방문 의도에 차이가 있었으며 여행목적에 따라서는 재방문 의도에, 정보탐색경로에 따라서는 재방문 의도 및 추천 의도에 차이가 있는 것으로 나타났다. 그리고 여행 형태에 따라서 만족도, 재방문 의도, 추천 의도에 차이가 있는 것으로 나타났다. 그리고 한국 관광 만족, 재방문 및 추천의도에 가장 큰 영향을 미치는 요인은 '음식'인 것으로 나타났으며, 다음으로 출입국 절차, 치안, 관광지 매력도 등이 나타났다. 특히 출입국 절차 등은 기존 관광 만족도 관련 연구에서 다루어지지 않은 요소로 향후 중국 관광객의 지속적 유치를 위하여 정부, 산업계, 학계에서 보다 적극적인 연구 및 개선 노력이 요구됨을 시사하고 있다.
