Career Management and Employees Retention in Professional Service Organizations: An Empirical Study from Indonesia

  • The purpose of this study is to see how career management affects employee retention in professional service businesses (PSOs). The role of knowledge and skills as moderating variables in the relationship between career management and intention to stay is also investigated. A review of the literature on career management, which includes promotion, training, mentorship, starting salary, and the laxity-stringency of organizational entry-exit rules, leads to the hypothesis that career management positively affects employees' intentions to stay. Such a positive impact may differ between knowledgeable and skilled employees and their less knowledgeable and skilled counterparts. Cross-sectional data is obtained from 200 professionals working for various PSOs. Stepwise regression is employed to analyze the data. The research found that career management positively affects the intention to stay. The impact of promotion, training and mentorship on the intention to stay is moderated by knowledge and skills. Conversely, knowledge and skills do not moderate the effect of starting salary and the laxity-stringency of organizational entry-exit on intention to stay. The study's findings imply that by implementing effective career management, talented professionals can be retained. However, the level of knowledge and skills should be carefully considered. These findings offer significant insights into human capital management, particularly in PSOs.

일 병원 간호사의 직무스트레스, 간호조직문화, 감정소진이 재직의도에 미치는 영향 (The Effect of Job Stress, Nursing Organizational Culture and Emotional Exhaustion on Retention Intention among Clinical Nurses)

  • 본 연구는 일 병원 간호사의 직무스트레스. 간호조직문화, 감정소진이 재직의도에 영향을 미치는 요인들을 파악하기 위해 시도되었다. 자료수집은 2017년 11월 1일부터 12월 15일까지 B 광역시 소재 B 종합병원에 근무하는 간호사 209명을 대상으로 구조화된 설문지를 이용하여 시행되었다. 수집된 자료는IBM SPSS/WIN 20.0 program을 이용하여 기술통계, 상관관계, 다중회귀분석을 이용하였다. 연구결과, 대상자의 직무스트레스는 3.48점, 간호조직문화는 3.13점, 감정소진은 63.95점, 재직의도는 4.54점이었으며, 재직의도는 간호조직 문화와 유의한 양의 상관관계가, 직무스트레스, 감정소진과는 유의한 음의 상관관계가 나타났다. 대상자의 재직의도에 영향을 미치는 요인은 감정소진, 간호조직문화, 총 경력, 나이로 파악되었으며, 이들 요인에 의한 재직의도 설명력은 23.7% 이었다. 본 연구결과를 토대로 감정소진을 예방하고 감소시키며 긍정적으로 간호조직 문화를 인식할 수 있도록 도와 줄 수 있는 다양한 프로그램 개발 및 적용이 필요하며, 장기경력자의 관리방법을 모색해야 할 것이다.

종합병원 간호사의 재직의도에 영향을 미치는 요인 (Factors Influencing the Retention Intention of Nurses in General Hospital Nurses)

  • 본 연구의 목적은 종합병원 간호사의 감정노동, 윤리적 풍토, 직무만족 및 재직의도를 파악하고 변수들 간의 관계와 재직의도에 영향을 미치는 요인을 확인하기 위한 서술적 조사연구이다. 연구 대상자는 4개 종합병원에 근무하는 간호사 198명으로, 구조화된 설문지를 이용하여 2019년 9월 18일부터 9월 30일까지 자료를 수집하였다. 수집된 자료는 SPSS WIN 25.0을 이용하여 t-test, ANOVA, Pearson's correlation coefficients, Multiple regression으로 분석하였다. 연구결과 종합병원 간호사의 재직의도는 윤리적 풍토(r=.345, p<.001)와 직무만족(r=.388, p<.001)은 정적 상관관계가 있었고, 감정노동(r=-.153, p=.031)은 부적 상관관계가 있는 것으로 나타났다. 종합병원 간호사의 재직의도에 영향을 미치는 요인은 직무만족(β=.27, p=.001), 연령(β=.27, p<001), 윤리적 풍토(β=.16, p=044)이며, 변수의 설명력은 24.2%이었다. 종합병원 간호사의 재직의도를 높이기 위해서는 직무만족을 높이고 건전한 윤리적 풍토를 만들어야 하며, 연령별로 재직의도를 높일 수 있는 중재 프로그램 개발이 필요하다.

인터넷 쇼핑몰에서 고객가치와 전환장벽이 재구매 의도에 미치는 영향에 관한 연구 (A Study of the Effects of the Customer Value and Switching Barriers on the Repurchase Intention in Internet Shopping Malls)

  • The purpose of this study is to propose and test a model of customer retention in Internet shopping malls when switching barriers and comprehensive customer value exist in terms of economic and experiential aspects. The literature about customer retention propose that switching barriers are important factors other than satisfaction influencing customers' intention to remain with a specific supplier. The switching barriers mean anything that makes customers' defection difficult or costly and are consisted of perceived switching costs, attractiveness of alternatives and virtual relationships. The Customer Value Scale by Mathwick(2001) is applied to this study as economic value, shopping efficiency, service excellence, aesthetic appeal and playfulness(Zeithaml, 1988; Holbrook, 1994). The analyses showed partial support for the affirmative effect of customer values and switching costs and full support for the affirmative Influence of satisfaction on repurchase intention in the Internet shopping mall environment. But the attractiveness of alternatives and virtual relationship did not have a significant Influence like the result of Jones(1998)'s study of the service industry.

사회적 미션이 사회적기업 여성근로자의 재직의도에 미치는 조절효과 : 융합적 접근 모색 (Assessing the Impact of Social Mission on Retention Intention of Female Employees in Social Enterprises)

  • 사회적기업은 영리성을 추구함에도 불구하고 사회적미션 지향의 조직이다. 미션 지향(mission attachment)은 근로자를 동기화할 수 있고 근로를 유지할 수 있게 하는 강력한 인적자원관리 도구로 인식되고 있다. 본 연구는 사회적기업에 종사하는 여성근로자의 재직의도에 미치는 영향요인을 밝히고 동시에 사회적미션 지향성이 고용불안 및 직무만족과 재직의도간의 관계를 조절하는 역할을 하는지 검증하고자 한다. 이를 위해 로지스틱 회귀분석(Logistic Regression)을 적용하여 분석하였다. 분석 결과, 여성근로자의 82.3%가 사회적기업에 잔류할 의향이 있는 것으로 나타났고, 사회적 미션 지향성은 여성근로자의 고용불안이 재직의도에 미치는 관계에 있어 부(-)적인 영향으로 미쳐 완화하는 효과를 나타났다. 결국 사회적기업이 여성친화적 일자리가 되기 위해서는 외재적 고용 조건뿐만 아니라 사회적 미션과 같은 내재적 노동 조건도 고려할 필요성에 대한 함의를 제시하였다.

간호사의 간호업무환경, 직무착근도와 이직의도 간의 관계 (Relationships among Nursing Work Environment, Job Embeddedness, and Turnover Intention in Nurses)

  • Purpose: The purpose of this study was to investigate the relationship among nursing work environment, job embeddedness, and turnover intention in order to provide basic data for efficient management of human resources in nursing organizations. Methods: A cross-sectional, descriptive study design was conducted with 177 nurses who had worked for more than 6 months in five general hospitals on Jeju Island. A self-report questionnaire was used for data collection. Results: About 88% of the participants reported that they were considering a turnover plan because of overload in their jobs and poor salaries. Nursing work environment was significantly related to job embeddedness and turnover intention. Job embeddedness was significantly related to turnover intention. Hierarchical multiple regression analysis showed that factors affecting turnover intention were the organizational embeddedness factors of organization fit and organization sacrifice. Conclusion: The results indicate that nurses' turnover intention is associated with nursing work environment and job embeddedness. To reduce nurses' turnover intention and improve nurses' retention, nurse managers should improve the nursing work environment and consider job embeddedness, particularly in relation to the organization fit and sacrifice.

간호사가 지각하는 직무과부하, 상사부하관계의 질 및 정서적 소진이 이직의도에 미치는 영향 - 정서적 소진의 매개효과 검증 - (The Impact of Job Overload, Relationship with Senior on Nurses' Intention to Quit Their Jobs - Mediating Role of Emotional Exhaust -)

  • Purpose: The purpose of this study was to investigate how job overload, relationship with senior perceived by nurses and emotional exhaust related to turnover and explored the mediating role of emotional exhaust in job characteristics-turnover relationship. Method: Participants were 280 nurses from around the greater metropolitan area of Seoul, completed questionnaires. Correlation and Structural Equation Models were employed to investigate the various factors associated with this. Result: Job overload related positively to emotional exhaust and turnover and the quality of relationship with senior related negatively to emotional exhaust but positively to turnover. These findings suggest the important role played by job conditions in preventing nurses' emotional burnout and the intention to quit their jobs. Furthermore, emotional burnout mediated the effects of these job characteristics on nurses' turnover. Conclusion: It is suggested that the benefit of job conditions and emotional burnout should be taken into consideration when developing strategies to improve nurse retention and. social supporting programs for nurses more generally.

중소병원 간호사의 경력정체, 자기효능감, 직무배태성과 이직의도와의 관계 (The Relationship among Career Plateau, Self-efficacy, Job Embeddedness and Turnover Intention of Nurses in Small and Medium Sized Hospitals)

  • 본 연구는 중소병원 간호사의 경력정체, 자기효능감, 직무배태성과 이직의도와의 상관관계를 파악하기 위해 시도된 서술적 조사 연구이다. 연구대상은 J시에 소재한 5개의 중소병원에서 근무하는 간호사 217명으로 하였으며, 자료수집기간은 2013년 8월 5일부터 8월 20일까지였으며, SPSS win 18.0 프로그램을 이용하여 분석하였다. 연구결과 이직의도는 5점 만점에 평균 3.07점 이었으며, 경력정체, 자기효능감, 직무배태성, 이직의도와의 관계에서 이직의도는 경력정체(r=.284)와는 정적관계로 나타났고, 자기효능감(r=-.165)과 직무배태성(r=-.432)과는 부적관계로 나타났다. 대상자의 이직의도에 가장 큰 영향을 미치는 변수는 직무배태성이었으며, 현 병원 근무경력, 경력정체, 근무부서 순으로 영향을 미치는 것으로 나타났다. 따라서 이직의도를 낮추기 위한 관리 방안으로 직무배태성을 높이는 간호사 유지 프로그램을 개발하여 간호현장에 적용할 필요가 있다.

Constraint and Dedication based Motivations on Use Continuance for a Web Portal Site

  • Most of the IS continuance research has assumed that IS use is activated by an intention to use, which in turn is determined by the evaluation of IS usage. Perceived usefulness is one of the evaluation variables most widely used. Typically, the past studies adopt this perceived usefulness because it views continuance as an extension of acceptance behavior. However, the literature on interpersonal relationships suggests that individuals are motivated to maintain relationships either because they genuinely want to or they believe they have no other option. The former is referred to as dedication-based relationship maintenance and the latter as constraint-based relationship maintenance. The IS continuance can be considered as the relationship maintenance situation with the existing IS that the user is currently using. The belief constructs previously used in IS continuance researches fall into the category of dedication-based ones. Additional constraint-based belief constructs are needed to explain the IS continuance behavior. In this regard, switching cost represents an important avenue for better understanding and predicting customer retention in that it can be regarded as the constraint-based motivation for relationship maintenance or IS use continuance. For an empirical exploration, 275 samples were collected from the users of a web portal site. Data analysis using Structural Equation Modeling (SEM) shows that perceived usefulness shows a significant direct effect on continuance intention while perceived switching cost significantly affects continuance usage.

모바일 애플리케이션의 품질이 사용자 만족과 애플리케이션 지불의도에 미치는 영향 (The Effects of Mobile Application Quality on Satisfaction and Intention to Pay Mobile Application)

  • The increase in the number of smartphone users has recently been steep, which started to offer companies and individuals more opportunities to enter into a new business field. Furthermore, the smartphone applications have become one of the hottest topics inside and outside the mobile industry. Still the market is in its infancy and intention to pay of charged application of most smartphone users is relatively low. However, rate of charged application in appstore is expected to be increase steadily for some years to come. In this perspective, it is important to consider the smartphone mobile application. Research on smartphone application is still in its early stage. Thus, the purpose of this study is to find what are the effective factors on user satisfaction and intention to pay of mobile application. Based on information system success model, we proposed system quality(stability, usability, security), information quality(timeliness, accuracy, enjoyment) and service quality(reactivity, reliability, empathy) as factors to effect on user satisfaction in mobile application. The results showed that stability, usability, timeliness, accuracy, enjoyment, reactivity and empathy affected significantly user satisfaction. The relationship among satisfaction and intention to pay of mobile application was significantly supported. The implications of the findings is that firms and individual developers of mobile application should focus on customer retention through enhancing satisfaction and quality.
