조직지원인식이 주관적 경력성공에 미치는 영향: 경력계획의 매개효과 검증 (The Effect of Perceived Organizational Support on Subjective Career Success: The Mediating Effect of Career Planning)

  • Purpose - The purpose of this study is to identify the relations among perceived organizational support, career planning, and subjective career success (career satisfaction and job satisfaction). In particular, this study focuses on the mediating effect on the career planning between perceived organization and subjective career success. The target cases are employees of a Korean branch of a global company (A), which operates formal career program to support a career development for employees. Research design, data, and methodology - The data were collected from December, 2014 to March, 2015. 211 out of 300 questionnaires were returned (response rate 70.3%). After the data cleaning, 209 questionnaires were used for the data analysis. These data were analyzed through descriptive statistics, correlation analysis, exploratory factor analysis (EFA), confirmatory factor analysis (CFA), and structural equation modeling (SEM). The whole process of the data analysis was accomplished using the SPSS 21.0 for windows and the AMOS 21 program. Results - The findings of the study are as follows: First, the better the organizational support is perceived, the higher career satisfaction and job satisfaction is. That is, the employees' career and job satisfaction is higher, when they feel themselves received more supporting. Second, perceived organizational support has a positive impact on employees' career planning. This result means that it is important to support employees in their career development. Third, career planning has a positive impact on career satisfaction, but not on job satisfaction. Lastly, it is verified that career planning has a mediating effect between the perceived organizational support and career satisfaction. Not only has the perception of an organizational support a direct impact on career satisfaction, but also an indirect impact through career planning. However, there is not an indirect relationship through career planning, just an direct relationship between the perception of an organizational support and job satisfaction Conclusions - Based on the findings of this study, the major conclusion of the study was as follows: The study provides theoretical values and practical implications for the fact that the differences of the subjective perception about organizational support exist among employees, and the differences have an impact on their career planning as well as subjective career success. Furthermore, some recommendations for workplace were suggested: The companies should support the career development for employees in organization level. Even though employment instability makes individual workers themselves to be responsible for their own career development, it is an important issue in organizational level that employees' career success could have positive effects on organizational development and success, as well. However, there is a limit in the study that analyzing results cannot be generalized due to the data from a single company. Some recommendations for future research are suggested: First, a comparative study should be conducted with other various companies. Second, a hierarchical analyzing model needs to be applied to substantiate how organizational context influences on subjective career success of employees.

의료과오를 줄이기 위한 효율적인 병원서비스운영에 대한 실증적 연구 (An Empirical Study on the Efficient Hospital Service Operation Management for the Reduction of Medical Errors)

  • This paper presents a research model, which identifies a relationship between medical error reduction, efficiency of organizational systems, and employee satisfaction with organizational support. The proposed model was tested through hypotheses, based on data collected from 210 respondents from the medical staff of large -sized (i.e., more than 500 beds) residential hospitals in cities of South Korea. The results of the study showed that medical error reduction is associated with corrective system and employee satisfaction with organizational support. Therefore, it is very important that organizations improve their employees' satisfaction by providing sufficient support (e.g., information support and sharing, work guide book, etc.) for their work. In addition, in organizational systems, the corrective system has positive relationship with medical error reduction. In terms of corrective procedures, leaders or managers can make improvements by providing and supporting a friendly work environment where errors may be reported without blame and discussed in order to be corrected.

The Impact of Value Inclination of SME Members on Organizational Citizenship Behavior: Focusing on the Role of Job Satisfaction and Perceived Organizational Support

  • Purpose - The purpose of this paper is to find out a range of cues that trigger employees to willingly make efforts for corporate development in small and medium enterprises. This was determined by assessing the effects of employees' value inclination on their job satisfaction and organizational citizenship behavior as well as how they perceived their organizational support. Research design, data, and methodology - A total of 126 valid questionnaire sheets collected from SME employees were analyzed with SPSS 24.0 and AMOS 24.0 involving simple regression analysis, multiple regression analysis, hierarchical moderated regression analysis and 3-step mediated regression analysis. Results - The analyses highlighted employees' personal value inclination had positive effects on their job satisfaction, which in turn enhanced their organizational citizenship behavior. Meanwhile, individualist and collectivist inclination exerted greater effects on job satisfaction and organizational citizenship behavior, respectively. The study also revealed that perceived organizational support moderated the relationship between job satisfaction and organizational citizenship behavior. Conclusion - Hence, CEOs in SMEs should avert any dichotomous analysis of their employees' value inclination, respect their personal value inclinations and also apply factors that could raise their job satisfaction. Likewise, it was shown that SME employees need to make personal efforts for organizational development.

중국 물류산업에서 업무의 자율성이 혁신적 생산 활동에 미치는 영향에 관한 연구: 기업지원인식의 조절된 매개효과를 중심으로 (Effect of the Job Autonomy on Innovative Work Behaviors in China Logistics Industry: Focus on the Moderated Mediation Effect of Perceived Organizational Support)

  • 본 연구에서 기업지원인식이 업무자율성과 혁신적 생산활동의 관계에서 매개효과가 존재하는 동시에 조절효과도 존재하는 것을 밝히려고 하는데 목적을 두고 있다. 즉, 업무자율성, 혁신적 생산활동, 기업성과 간의 관계에서 기업지원인식이 조절된 매개효과가 존재함을 검정하였다. 가설을 검증하기 위해 중국 천진시에 위치한 물류업체 대상으로 실시하였다. 300부 배포하는 설문 중에서 213부를 회수하여 198부 유효한 답변을 얻었다. 본 연구에서 제안된 가설을 검증하기 위해 SPSS Macro(Preacher, Curran,& Bauer, 2006)를 이용하여 분석을 실시하였는데 연구결과는 다음과 같다. 첫째, 기업지원인식이 업무자율성과 혁신적 생산활동의 관계에서 조절효과가 존재하는 것을 검증하였다. 둘째, 혁신적 생산활동이 업무자율성과 혁신적 생산활동의 결과변수로 여긴 기업성과의 관계에서 매개효과가 존재하는 것을 검증하였다다. 셋째, 이러한 매개효과와 조절효과를 결합한 조절된 매개효과를 검증하였다. 즉, 매개효과가 기업지원 인식이라는 조절변수의 크기에 따라 달라지는지를 검증하였다.

심리적 자본이 혁신행동과 조직몰입에 미치는 효과 및 조직지원의 조절효과 (The Effects of Psychological Capital on Innovation Behavior and Organizational Commitment, and the Moderating Effect of Organizational Support)

  • 최근 조직환경의 변화가 극심하며, 조직과 환경 간의 상호작용도 매우 커지고 있다. 따라서 급변하는 환경변화에 대하여 조직은 능동적이고도 자발적으로 참여하려는 구성원들의 노력이 요구되고 있다. 상사나 조직에 의해 주어지는 업무에 국한하여 수동적으로 업무처리를 하기 보다는 구성원이 스스로 소속감을 갖고 자발적이며, 긍정적인 자세로 업무에 몰입하는 자세가 요구된다. 한국폴리텍대학의 경우, 공공교육기관으로서 사회적으로 부각되고 있는 다양한 사회적 계층, 특히 청년들의 실업해소를 위해 구성원들의 자발적이고도 적극적인 업무태도를 필요로 하고 있다. 이에 본 연구에서는 심리적 자본과 구성원들의 조직몰입 및 혁신행동의 관계를 조사하고, 이들의 관계에서 조직지원의 조절효과를 검증하고자 하였다. 첫째 조직몰입에 대해서는 자기효능감과 낙관주의가 긍정적 영향을 미치는 것으로 나타났으며, 자기효능감과 낙관주의가 조직몰입에 미치는 효과는 조직지원의 수준이 높을수록 조직몰입에 미치는 긍정적 효과는 배가되는 것으로 나타났다. 둘째 혁신행동은 조직의 변화와 환경변화에 대한 적응력을 제고하는데 도움이 된다. 이러한 혁신행동은 자기효능감, 회복력, 낙관주의 모두 긍정적 영향을 미친다는 점에서 이들 요소에 대한 관리가 요망된다. 심리적 자본과 혁신행동의 관계에서 조직지원의 조절효과는 나타나지 않았다. 셋째 조직지원은 그 자체로도 조직몰입과 혁신행동에 긍정적 영향을 미치며, 심리적자본인 자기효능감, 낙관주의와 상호작용하여 조직몰입에도 긍정적 영향을 미치는 것으로 나타났다.

IT중소기업의 핵심역량이 기업성과에 미치는 영향에 관한 연구 : 기업가 정신과 정부지원의 조절효과 (The Influence of Core Competence on Organizational Performance of IT Small and Medium Enterprises : The Moderating Role of Entrepreneurship and Government Support)

  • The purpose of this study is to analyze the influence of core competences on organizational performance in small and medium sized IT enterprises. Especially, the moderating effects of entrepreneurship and government support variables between the core competences and organizational performance were examined. To empirically prove the hypothesis, the statistical analysis were conducted based on the response from the 502 Korean domestic IT SMEs, using AMOS 18.0 and SPSS 20.0. The results of this empirical study can be summarized as follows. First, core competences (marketing, networking, and technology competence) have positive influence on organizational performance. Second, entrepreneurship and government support have moderating effects in the relationship between core competence and organizational performance. Especially, network and marketing competence appeared to be affected by more entrepreneurship than technology competence. So this paper suggests that when the R&D of SMEs and government support are properly combined, it will directly give an effect on organizational performance. The results of this research can be used for building a better government support policies and strategic planning of small and medium sized domestic IT enterprises.

간호사의 직무스트레스와 직무만족 및 조직몰입간의 관계에서 사회적 지지의 역할 (The Role of Social Support in the Relationship between Job Stress and Job Satisfaction/Organizational Commitment among Hospital Nurses)

  • Purpose: The purpose of this study is to investigate the role of social support in the experience of job stress among hospital nurses. Method: This study was carefully designed to overcome methodological shortcomings found in past research, and examined two organizational effectiveness variables(job satisfaction and organizational commitment) as outcome variables. The sample used in this study consisted of 602 nurses from 5 general hospitals. Data were collected with self-administered questionnaires and analyzed using hierarchical regression and LISREL technique. Result: It was found that: (a) three job stress variables(workload, role conflict and conflict with other medical staff) have negative effects on job satisfaction and organizational commitment; (b) social support have positive main effects on the two output variables; (c) the negative effects of job stress variables on job satisfaction and organizational commitment are not buffered by social support, and (d) social support mediates the effects of job stress on job satisfaction and organizational commitment, and the size of the mediating effects is small. Conclusion: Further research needs to be done to further refine this study.

품질경영활동이 경영성과에 미치는 영향 - 조직마음챙김지원에 의해 조절된 혁신문화의 매개효과 - (Effect of Quality Management Activities on the Performance - Mediation Effect of Innovation Culture Moderated by Organizational Mindfulness Support -)

  • Purpose: This paper aims to verify the effect of quality management activities on the performance through innovative culture moderated by organizational mindfulness support which supports organizational mindfulness that means the organization members' attention is stable, opened mind and sensitive to change. Methods: The survey was conducted for four weeks to participants who participated in education of the Korea Standard Association. We analyzed 265 data using SPSS MACRO PROCESS to verify the research model. Results: Research shows that quality management activities affect the performance by partially mediating of innovation culture moderated by organizational mindfulness support. In other words, the higher organizational mindfulness support, the stronger the mediated effect of innovation culture in relation to quality management activities and performance. Conclusion: In order to further enhance the impact of quality management activities on performance, we could see that organization is needed to support for education or learning that can improve organizational mindfulness.

일과 삶의 균형(WLB) 지원제도가 종업원 인게이지먼트에 미치는 영향 - 조직지원인식 조절효과를 중심으로 - (The Influence of Work-Life Balance(WLB) Support Systerm on Employee Engagement - Focused on Moderating Effect of Perceived Organizational Support -)

  • 본 연구는 복리후생적 인사제도로 인식되고 있는 일과 삶의 균형 지원제도(일, 가족, 성장 지원제도)가 종업원 인게이지먼트(조직몰입, 직무몰입)에 어떠한 영향을 미치는지 파악하고 이들 간의 관계에서 조직지원인식(수단적, 정서적)의 조절효과에 대해서 검증하고자 하였다. 연구모형 및 가설검증을 위해 일과 삶의 균형 지원제도를 시행하고 있는 회사의 종업원 537명을 대상으로 분석 하였으며 분석결과는 다음과 같다. 첫째, 종업원 인게이지먼트의 조직몰입과 일과 삶의 균형 지원제도의 관계에서는 성장, 일, 가족 지원제도 순으로 조직몰입에 영향을 미쳤다. 둘째, 종업원 인게이지먼트의 직무몰입과의 관계에서는 성장, 일 지원제도가 영향을 미치는 것으로 나타났다. 셋째, 일과 삶의 균형 지원제도와 종업원 인게이지먼트의 조직몰입의 관계에서 조직지원인식의 조절효과가 나타나지 않았다. 넷째 일과 삶의 균형 지원제도와 종업원 인게이지먼트의 직무몰입과의 관계에서 조직지원인식의 수단적, 정서적 지원 모두 성장지원제도를 조절하는 것으로 나타났다. 본 연구는 국내에서 연구가 활발히 진행되지 않았던 일과 삶의 균형(WLB) 지원제도와 종업원 인게이지먼트의 영향관계를 검증하는 실증연구라는 점에서 학문적 의의와 함께 복리후생적 인사제도의 활용을 위한 실무적 시사점을 제공했다는 점에 의의를 둘 수 있다.

Employee Resistance in the Context of Information Systems Implementation : An Organizational Support Perspective

  • When implementing a new information system, the success has been infrequent even though implementing a new IS can bring about various benefits to organizations. Employee resistance has been identified as a critical reason for such failure of implementing and operating a new IS. The vital role of orgazniational support with employee personality traits (e.g., tolerance for ambiguity and openness to expeirence) to reduce employee resistance has been missing when explaining to the failure of impleneting a new IS. The purpose of this study was to test a research model regarding employee resistnace, investigating the relationship bewteen organizational support and employee personality traits in that how organizational support influences employee resistance and also how employee personality traits (e.g., tolerance for ambiguity and openness to expeirence) interact with organizational support to decrease employee resistance the most. The results of this study supported our hypotheses and theoretical and practical implications are discussed.
