Human Resource Management for R&D Professionals with Ph.D. degree (R&D 전문가를 위한 인력관리 : 박사급 인력을 중심으로)

  • This study examines the personal characteristics, organizational attitudes, technical performances, and reward preferences of R&D professionals with Ph.D. degree in large private companies in Korea. Based on survey data from 887 professionals in nine different R&D organizations, the following results are found; 1) R&D professionals with Ph.D. degree exhibit higher autonomy preference, need for achievement, self-efficacy, technical career orientation, and performance proficiency than other R&D professionals; 2) As their organizational tenure increases, performance proficiency and transfer career orientation increases but their socialized level of organizational goals and values does not change; 3) They produce more technical publications and exhibit more positive organizational attitude than other R&D professionals; 4) They are more likely to prefer job content, professional, and job security rewards. These empirical findings suggest several theoretical and practical implications for the management of R&D professionals with Ph.D. degree in the large Korean firms.

Factors Affecting Nursing Professionalism (간호 전문직관에 미치는 영향 요인)

  • Purpose: This study was conducted to investigate the level of nursing professionalism and the factors affecting it, In addition, it can serve as a fundamental resource for development of appropriate strategies for nursing professionalism. Method: This study was performed on 370 nurses working at two university hospitals located in Seoul. Data was analyzed by Pearson correlation analysis, and stepwise multiple regression using SPSS Win 14.0. Result: The estimated regression model of nursing professionalism was statistically significant (F=199.89, p=.000). Major factors influencing nursing professionalism were observed as ability of job performance (${\beta}=.811$), job satisfaction (${\beta}=.140$), organizational commitment (${\beta}=.086$), and turnover intention (${\beta}=.084$). These four factors explained 67.9% of nursing professionalism. Conclusion: Based on the results of the study, further research is needed to investigate other factors affecting nursing professionalism.

Analysis of the Influence of Job Satisfaction and the Performance-oriented Remuneration in Electric Power Companies on Trust in Manager: Focusing on the Mediating Effect of Organizational Justice (전력공기업의 직무만족과 성과보수가 경영자신뢰에 미치는 영향관계에서의 조직공정성의 매개효과 검증)

  • The purpose of this study is to suggest a direction for enhancing the mutual trust level between employees and managers by examining the effect of job satisfaction of electric power companies's employees and performance-oriented remuneration paid to them on awareness level of organizational justice and a trust in manager. Based on a significant positive relationship between employee's job satisfaction and trust in a manager, a significant positive relationship between employee's job satisfaction and perception of organizational justice, and a positive relationship between organizational justice and trust in manager, it was possible to confirm the mediating role of organizational justice between job satisfaction and a trust in manager. In addition, although performance-oriented remuneration did not have a significant effect on trust in manager directly, it was found to have a significant negative effect on distributive justice and procedural justice, but for interactional justice did not appear to have a significant influence. Because the autonomy of the labor budget is quite limited due to the government's total regulation on the size of the labor budget for public enterprises and due to the government's evaluation of management of public enterprises, it can be explained as having a negative effect on the perception of organizational justice. In addition, since the partial mediating effect of distributive justice and interactional justice was confirmed in the relationship between job satisfaction and trust in manager, the mediating effect of procedural justice was insignificant, it was confirmed that the need to establish and operate an internal HR management system based on smooth communication that employees can satisfy and accept can have a significant impact on trust in manager. On the other hand, because the negative complete mediating effect of distributive justice and procedural justice between performance-oriented remuneration and trust in manager was significantly confirmed, It is showing that employees' negative perceptions of performance distribution procedures and distribution results had a negative effect on trust in manager. The results of this study suggest that employees will perceive the organization as fair, and trust the manager who is the decision maker, when they are fully rewarded for their performance, with job satisfaction, a fair evaluation of their efforts, even if there are various factors that can influence managers to be trusted by their employees.

Moderating effects of psychological Empowerment in the Relationships between Leadership Competency and Job Performance (리더의 리더십 역량이 직무성과에 미치는 영향에 관한 심리적 임파워먼트의 조절효과)

  • The goals of this study are to identify perceived leadership competency effects on job satisfaction, organizational commitment and to verify the moderating effects of psychological empowerment in the relationships between leadership competency and job performance through empirical survey. To achieve the goals, 331 questionnaires were analyzed with spss 18.0. The results of the survey can be summarized as follows. Leadership competency has positive effect on impact, self-efficacy, self-determination, meaning, which are subdivision of psychol. The goals of this study are to identify perceived leadership competency effects on psychological empowerment, and the higher leadership competency is perceived, the more positive effect it has on job performance. In the survey on the effectiveness of empowerment on job performance, it has partial positive effect. The hypothesis that empowerment moderates the relationships between leadership competency and job satisfaction was not accepted, between leadership competency and organizational commitment was partly accepted This study provides academic and practical implications by investigating modulating factors of leader's competency and effects of psychological empowerment the different level.

The Effects of Humanistic Knowledge and Emotional Intelligence on Communication Skills of Nurses (간호사의 인문학적 소양과 감성지능 및 의사소통능력)

  • Purpose: The purpose of this study was to investigate humanistic knowledge, emotional intelligence, and communication skills among nurses and to identify factors influencing the communication skills of nurses in five hospitals. Methods: Data were collected from 248 nurses in hospitals from August 25 to September 9, 2015. Data were analyzed with descriptive statistics, t-test, ANOVA, Pearson's correlations and enter method regression analysis using the SPSS/Win 22.0 program. Results: There were significant differences in humanistic knowledge according to religion, education, work department, number of night duty, pay level satisfaction, job satisfaction, and job performance. There were significant differences in emotional intelligence according to all general characteristics. There were significant differences in communication skills according to education, position, number of night duty, and job performance. Communication skills showed positive correlations with humanistic knowledge and emotional intelligence. Emotional intelligence correlated positively with humanistic knowledge. Emotional intelligence was a significant predictor and accounted for 32% of variance in the communication skills. Conclusion: To strengthen communication skills, programs need to be complemented in order to promote humanistic knowledge and emotional intelligence for nurses.

The Estimation of the Effectiveness of Vocational Training for the Unemployed (실업자 직업훈련의 효과 추정)

  • The purpose of this study is to estimate the effectiveness of vocational training for the unemployed. The results show that the unemployed who received vocational training commended better performances than those unemployed without any vocational training in respect to the duration of job-seeking period and the success rate of obtaining a job, however no significant change can be found in their wage level after holding a job between the two groups. It can be seen from the cost-benefit analysis, although the trained unemployed show better performance than the untrained unemployed, those that were trained by the Korea Chamber of Commerce and Industry(KCCI) do not show better performance than those that were trained through a private vocational train school since the training cost is much higher in the KCCI.

  • In modem society, elderly people's continual working is not only effective for realizing elderly welfare but is also an efficient scheme for improving national competitive power with the aging of societies. Therefore, the purpose of this study was to obtain confirmed data on the methods by which people can prepare for elderly people's working and increase the workforce participation rate. The study subjects were 300 male and female elderly people over the age of 60, living and working in Seoul. The method of sampling was purposive sampling in which the subject are extracted and assigned according to their occupations and gender. The results were as follows. Firstly, elderly people have a strong desire for employment stability. Secondly, they lack knowledge on obtaining information about jobs and approaching their desired job field. Thirdly, the subjects suggested that it is necessary to raise the level of social recognition about elderly people's working and to develop an environment that is conducive for increasing the working rate of the elderly.

  • This study will examine the relationship between social support from the work and family domains, referred to as multiple social network ties (MSNT), and employees' job and family-related performance outcomes during the COVID-19 crisis. The study also demonstrates the importance of employees' work-family balance (WFB) in moderating the association between MSNT and job and family-related performance. A two-wave design was used to collect data from 320 managerial level personnel in Pakistan's textile sector. The path analysis technique of structural equation modelling (SEM) was used to analyze the responses. In times of crisis, social support mechanisms could potentially replace organizational support mechanisms for employees dealing with work and family obligations, according to the study. The findings of this study show that work-family balance is a significant partial mediator between MSNT and employees' job and family-related outcomes during the COVID-19 pandemic, according to a best-fit model. This research supports the pragmatic view of MSNT's action mechanism in generating jobs for employees and family-related results, especially in uncertain situations. According to the findings, employees who have a positive work-life balance are happier and more productive in both work and personal life. It has major implications for human resource management (HRM) research and practice.

An Evaluation Model of Quality System (품질시스템 평가모델)

  • This paper is to propose an evaluation model of quality system using the concept from the evaluation method of each stage in QFD(Quality Function Deployment). The data of the performance level and weights for the quality system and the job on quality loop in each enterprise has been obtained from the 8 experts who are in charge of quality system construction. Here, the weights were computed by means of the eigenvector method. In this paper, we can acquire the evaluated score for the present level of the quality system. This method will help to manage and improve the quality system. We show the efficiency of this method by illustrating case studies.

  • This paper studied the stress of Metropolitan Transit driving crews. Stress to such workers can not only lead to fatalities and infrastructure damage but also enormous loss of competitiveness. The study was carried out to search for ways of alleviating stress of driving crews. In order to reduce the various factors that exacerbate job stress of driving crews of Metropolitan Transit, it is first necessary to expand training in order to enhance their expertise, and improve facilities to protect driving crews in the event of accidents. Second, psychological compensation or organization's systems may cause job stress. It may therefore be possible to solve fundamental problems through typical organization level approach such as leadership training programs. Third, job stress may be reduced through proper life habits such as personal regular exercise. Fourth, we need to improve driving crews' working conditions and adjust working hours by avoiding excessive performance competition and an unfair evaluation system, by understanding their mental states, and by setting up systems such as a comprehensive health improvement and management program at the organization level.
