보육교사의 직무스트레스가 이직의도 및 전직의도에 미치는 영향과 개인적 성취감의 조절효과 (The Effects of Child Care Teachers' Job Stress on Job Turnover, Occupational Turnover and the Moderating Effect of Personal Accomplishment)

  • The purpose of this study was to examine the effects of stress on child care teachers' with relation to job turnover, occupational turnover and the moderating role of personal accomplishment. The subjects were 153 child care teachers in Gyeonggi-Do. Data was analyzed through Pearson's correlation, multiple regressions using the SPSS12.0. This study showed that work overload and administrative problems in child care centers were significant predictors of a teachers' intention to change their job. Also, the stresses of human relations such as with children or co-workers were significant predictors of a child care teachers' intention to change occupation. Personal accomplishment was suggested to reduce the negative results of work overload and stress.

간호사의 감정노동이 이직의도에 미치는 영향: 소진의 매개효과와 오센틱 리더십의 조절된 매개효과 (The Effect of Nurse's Emotional Labor on Turnover Intention: Mediation Effect of Burnout and Moderated Mediation Effect of Authentic Leadership)

  • Purpose: To investigate the effect of nurses' emotional labor on their turnover intention that was mediated by burnout and to examine the moderated mediation effect of authentic leadership. Methods: A total of 227 nurses working at two general hospitals in Seoul were recruited from March 21 to May 6 in 2016. Emotional labor including surface acting and deep acting; burnout factors such as emotional exhaustion and personal accomplishment; and turnover intention were assessed. The data were analyzed using SPSS 22.0 and SPSS PROCESS macro. Results: Surface acting significantly increased emotional exhaustion and reduced personal accomplishment. Deep acting significantly increased personal accomplishment. Emotional exhaustion significantly increased turnover intention. Conversely, personal accomplishment significantly reduced turnover intention. Surface acting had an indirect effect on turnover intention that was mediated by emotional exhaustion. Deep acting had an indirect effect on turnover intention that was mediated by personal accomplishment. Authentic leadership had a moderated mediation effect on the relationship between surface acting and turnover intention that was mediated by emotional exhaustion. Conclusion: The findings of this study indicate that the establishment of strong authentic leadership by head nurses would help nurses reduce their burnout and turnover intention. Conducting intervention studies would be also important to promote better work environments that would enable nurses to fortify the positive aspect of emotional labor and to reduce their burnout levels.

임상간호사의 개인-환경적합성(개인-직무적합성, 개인-조직적합성, 개인-상사적합성)과 직무착근도가 이직의도에 미치는 영향 (The Effect of Person-Evironment Fit(Person-Job Fit, Person-Organization Fit, Person- Supervisor Fit) and Job Embeddedness on Turnover Intention in Clinical Nurses')

  • 본 연구의 목적은 개인-환경적합성과 직무착근도가 이직의도에 미치는 영향을 파악하고자 하였다. 대상자는 B, U 광역시 2개의 종합병원에서 6개월 이상 근무한 간호사 150명을 편의추출 하여 개인-직무적합성, 개인-조직적합성, 개인-상사적합성, 직무착근도와 이직의도 간의 인과관계를 파악하기 위하여 SPSS WIN 20.0과 AMOS 21.0 Program을 이용하여 분석하였다. 연구결과 직무착근도에 유의하게 직접효과와 총효과가 있는 변수는 개인-직무적합성, 개인-조직적합성, 개인-상사적합성으로 나타났고 직무착근도를 76.3% 설명하였다. 이직의도에 유의하게 직접효과가 가장 큰 변수는 직무착근도로 나타났으며, 개인-직무적합성, 개인-조직적합성, 개인-상사적합성은 간접효과가 있는 것으로 나타났고, 직무착근도는 이직의도를 36% 설명하는 것으로 나타났다. 결론적으로 임상간호사의 개인-직무적합성, 개인-조직적합성, 개인-상사적합성을 높여주면 직무착근도가 높아지면서 이직의도가 줄어들어 이직률을 줄여 줄 수 있을 것으로 생각된다. 또한 간호사를 대상으로 개인-환경적합성과 이직의도에 미치는 다양한 요인들에 대한 연구가 필요하다.

비영리기관 종사자의 일-생활균형이 이직의도에 미치는 영향 (Influence of Nonprofit Organization works' Work-Life Balance on Turnover Intention)

  • This study examines the level of work-life balance for Nonprofit organization(NPO) workers and their turnover intentions, to identify how work-life balance affects workers' turnover intention. From October 10 to November 10, 2013, a survey was conducted among workers at NPOs located in Busan, South Korea, through interviews, emails, and mail, and 286 responses were used for this analysis. The results showed that the NPO workers' level of work-life balance was 3.12 for work-family life, 3.07 for work-leisure life, and 3.02 for work-personal life on a five-point scale; the median value was 3.0. Turnover intention was 2.71, which was slightly lower than the median value of 3.0, again on a five-point scale, but it was relatively higher for younger workers, single workers, workers who indicated a lower level of work-personal life balance, and workers whose education included two-years or less of college. These findings suggest that it is important to determine factors that lower turnover intention among these workers and develop programs and support that enhances work-life balance, particularly work-personal life balance.

Job Burnout, Engagement and Turnover Intention of Dietitians and Chefs at a Contract Foodservice Management Company

  • The purposes of the study were to assess levels of burnout, engagement, and turnover intention of dietitians and chefs and to investigate the relationships among the antecedents and consequences of burnout and engagement. A total of 257 dietitians and chefs at a contract foodservice management company in Korea were surveyed using a self-administered questionnaire. Burnout (exhaustion, cynicism, and professional efficacy) and engagement (vigor, dedication, and absorption) were measured with three dimensions each. The dietitians showed significantly higher exhaustion (p < .05) and significantly lower vigor and dedication than the chefs (ps < .05). The exhaustion and cynicism dimensions of burnout were negatively correlated with all three dimensions of engagement (ps < .001) and positively correlated with turnover intention (ps < .001). The professional efficacy was positively correlated with all three engagement dimensions (ps < .001), but not with turnover intent. In addition, turnover intention was positively correlated with negative affectivity and work-load and negatively correlated with vigor, dedication, and absorption. A series of hierarchical regression analyses were conducted to assess the effects of the personal (positive and negative affectivity) and situational factors (workload, interpersonal conflict) and job stresses on turnover intention. After removing the effects of the personal and situational factors, cynicism (p < .01) was the only significant predictor of turnover intention. Based on the findings, suggestions for recruiting and retaining qualified and motivated employees were provided.

A Study on the Effect of Personal Capacity of Airline Employees on Turnover Intention and Customer Orientation

  • Purpose - This study aims to investigate the major capabilities of airline cabin crew to improve the performance of the organization by identifying how they are affected by turnover and customer orientation. Research, design, data, and methodology -The survey participants were limited to all airline cabin crew members in Korea to look at the component measurement items. To verify the validity of the questionnaire, the final questionnaire for this survey was prepared by modifying and supplementing the questionnaire by analyzing factors and validating the questionnaire through reliability verification Results - The analysis on the impact of personal capacity of the airline cabin crew on turnover revealed that some factors had an effect of the positive and the personal capacity of the airline cabin crew has a statistically positive effect on the customer orientation relationship, which is a sub-factor of the cabin crew Conclusions -The capacity of the cabin crew of the airline was defined and the components were established as technical capacity, knowledge capacity and expertise capacity. It was found that the intangible performance of the individual capabilities and customer orientation were very closely related. Airline cabin crew have verified the importance of good talent selection and capacity development training, which are essential requirements for securing the airline's competitiveness.

A Study on the Influence of Personal Characteristics of Youth Employment on the Preparation for Turnover: Focused on the adjustment effect of experience in failing to get jobs

  • Purpose: In this study, we would like to confirm that the transfer of young workers may be a means of enhancing their internal satisfaction, not to get a better job, by setting work-related characteristics that are highly relevant to job-related factors. Research design, data, and methodology: In this study, preparation for turnover was set as dependent variables to identify factors related to the turnover of young people, and the type of business, employment type, debt status, job satisfaction, job difficulty compared to education level, job difficulty, job degree, job major agreement, debt status, and other demographic social characteristics were selected as independent variables. Results: The characteristics related to personal criteria in job-seeking process were significant in the form of business, employment type, job satisfaction, work difficulty compared to the level of education, work difficulty compared to the level of technology, job major matching, and debt status. Conclusions: This study confirmed that young people's turnover may not simply be a means to get a better job, but to increase satisfaction in the internal aspects of their jobs, and that for young people, a job is an important development process that represents their identity and needs to be approached from a life-cycle perspective.

조경시공분야 신입사원들의 이직의도에 영향을 미치는 요인 (Factors Influencing Turnover Intentions among the Newcomers in the Construction of Landscape Architecture)

  • 본 연구는 조경시공분야 신입사원들의 직무환경, 직무특성, 직무역량이 이직에 미치는 영향을 개념적으로 파악하기 위하여 연구가설과 연구모형을 개발하여 설문에 의한 실증 분석하였다. 조경시공분야 신입사원들은 입사 3년 이내에 이직경험이 54.5%로 우리나라의 다른 분야 대졸신입사원들보다 1.6배 정도 더 높았다. 조경시공분야 신입사원들의 이직의도에 크게 영향을 미치는 것은 사회통계학적으로 직무량(p<0.01), 직무적합성(p<0.1), 대인관계(p<0.1)에 유의하였고, 나머지 직무자율성, 직무여건, 직무역량, 직무정체성, 직무다양성, 직무보상은 통계학적으로 유의하지 않았다. 조경시공분야 신입사원들의 이직의도에 크게 영향을 미치는 요인은 직무량>대인관계>직무적합성 순으로 나타났다. 본 연구를 통하여 조경시공분야 신입사원들의 이직의도가 매우 높게 나타나서 인적자원관리가 필요함을 시사하였다.

근무여건과 개인적인 특성에 따른 소진이 유아교육 교사의 이직에 미치는 영향 (Variables Affecting Turnover Among Korean Early Childhood Educators)

  • Multiple regression and stepwise logistic regression was conducted to examine the relationships of work conditions, individual characteristics, and burnout (emotional exhaustion, depersonalization, personal fulfillment). Subjects were 144 early childhood educators. Teachers most likely to leave the profession were more educated, has less teaching experience and reported higher levels of burnout (i.e. high emotional exhaustion and lower personal fulfillment). Turnover was also predicted by high depersonalization, lower personal fulfillment, working overtime, and perceived choice of other jobs. Implications of these results for early childhood programs were discussed.

간호사의 이직의도에 영향을 미치는 요인: 개인, 상황, 대인관계변수 중심으로 (Factors to Affect Turnover Intention of Nurse: Focusing on Personal, Situational and Interpersonal Relation Variables)

  • Purpose: The purpose of this study was to figure out influences of supervisor's and colleague's supports, nursing work environment, ego-resilience, organizational commitment and burnout on turnover intention of nurses working in general hospitals. Methods: The data were collected from 379 nurses working in general hospitals with more than 500 beds in S city from July 1 to August 31, 2012. The collected data were analyzed with independent t-test, one-way ANOVA, Pearson's correlation and Hierarchial regression analysis by using SPSS 19.0. Results: In case the subject was young, with work experience of 1~5 years, single, female and position of general nurse, turnover intention was statistically significantly higher. Turnover intention, supervisor's support, nursing work environment, organizational commitment and ego-resilience showed significantly negative correlations, but burnout showed significantly positive correlations. In case of controlling general characteristics, higher correlational variables with turnover intention accounted for 30.2%. Conclusion: In order to reduce turnover intention of general nurses who showed higher intention with 1~5 years' work experience, situational variables such as organizational commitment and nursing work environment and interpersonal relation variables such as supervisor's support as well as personal variables such as ego-resilience should all be considered.
