일과 삶의 균형(WLB) 지원제도가 종업원 인게이지먼트에 미치는 영향 - 조직지원인식 조절효과를 중심으로 - (The Influence of Work-Life Balance(WLB) Support Systerm on Employee Engagement - Focused on Moderating Effect of Perceived Organizational Support -)

  • 본 연구는 복리후생적 인사제도로 인식되고 있는 일과 삶의 균형 지원제도(일, 가족, 성장 지원제도)가 종업원 인게이지먼트(조직몰입, 직무몰입)에 어떠한 영향을 미치는지 파악하고 이들 간의 관계에서 조직지원인식(수단적, 정서적)의 조절효과에 대해서 검증하고자 하였다. 연구모형 및 가설검증을 위해 일과 삶의 균형 지원제도를 시행하고 있는 회사의 종업원 537명을 대상으로 분석 하였으며 분석결과는 다음과 같다. 첫째, 종업원 인게이지먼트의 조직몰입과 일과 삶의 균형 지원제도의 관계에서는 성장, 일, 가족 지원제도 순으로 조직몰입에 영향을 미쳤다. 둘째, 종업원 인게이지먼트의 직무몰입과의 관계에서는 성장, 일 지원제도가 영향을 미치는 것으로 나타났다. 셋째, 일과 삶의 균형 지원제도와 종업원 인게이지먼트의 조직몰입의 관계에서 조직지원인식의 조절효과가 나타나지 않았다. 넷째 일과 삶의 균형 지원제도와 종업원 인게이지먼트의 직무몰입과의 관계에서 조직지원인식의 수단적, 정서적 지원 모두 성장지원제도를 조절하는 것으로 나타났다. 본 연구는 국내에서 연구가 활발히 진행되지 않았던 일과 삶의 균형(WLB) 지원제도와 종업원 인게이지먼트의 영향관계를 검증하는 실증연구라는 점에서 학문적 의의와 함께 복리후생적 인사제도의 활용을 위한 실무적 시사점을 제공했다는 점에 의의를 둘 수 있다.

병원간호조직의 내부마케팅요인과 간호사의 직무만족, 조직몰입과의 관계연구 (A Correlational Study among Internal Marketing Factor, Nurse's Job Satisfaction, and Organizational Commitment in Hospital Nursing Organization)

  • The purpose of this study was to provide basic information for developing effective marketing strategies of nursing organization by identifying the correlation among internal marketing factor, nurses' job satisfaction, and organizational commitment. The subjects of this study were 256 nurses who were working in the hospital over 1 year at three university hospitals which had more than 400 beds in seoul and kyung-gido. The data were collected by self-reporting questionnaires. The instruments used in this study were the communication form scale developed by Jo(1995), the welfare scale developed by researcher, the education training scale developed by researcher, the organizational commitment scale developed by Mowday, Porter and Steers(1979). The data were analysed by the SAS package using frequency, percentage, mean, standard deviation, and Pearson's correlation coefficient. The results of this study were as follows; 1. Mean scores of internal marketing factors in nursing organization were as follows; horizontal communication 3.42, downward communication 3.32, involvement communication 3.08, upward communication 3.00, education training 2.54, welfare 2.51. The mean score of job satisfaction was 2.79 and organizational commitment was 3.00. 2. Job satisfaction was positively correlated with education training (r=0.54, p=0.0001), upward communication(r=0.49, p=0.0001). welfare (r=0.40, p=0.0001), horizontal communication(r=0.33, p=0.0001), involvement communication(r=0.25, p=0.0001) of internal marketing factors in nursing organization, but negatively correlated with downward communication(r=-0.16. p=0.0082). Organizational commitment was positively correlated with upward communication(r=0.48, p=0.0001), education training (r=0.42, p=0.0001), horizontal communication(r=0.36, p=0.0001), welfare (r=0.34, p=0.0001), involvement communication(r=0.25, p=0.0001) of internal marketing factors in nursing organization. but negatively correlated with downward communication(r=-0.20, p=0.0014). In conclusion. the results of this study showed that the internal marketing factors were highly correlated with nurses' job satisfaction and organizational commitment. Therefore, for nurses' job satisfaction and organizational commitment's improvement, it is important to develop the education training program. to improve welfare system and to actualize upward communication. among internal marketing factors.

외국인 근로자의 사회적 지지가 직무만족에 미치는 영향 (The Influence of Social Support on Job Satisfaction of Migrant Workers)

  • Purpose: In Korea, the number of migrant workers is increasing. However, migrant workers have low job satisfaction due to poor working environment, and insufficient social support. This study aimed to investigate the role of social support for job satisfaction of migrant workers. Method: We have analyzed the survey data of 397 migrant workers collected from free clinic for migrant workers located in Seoul, Gyeonggi-do and Chungcheong-do. Result: When the migrant workers received monetary and emotional supports from supervisors and colleagues, their job satisfaction turned out to be significantly high. The factors that influence job satisfaction of migrant workers are as follows: involvement in manufacturing industry, over 9 hours of daily sleep, monetary and emotional support from supervisors. Their job satisfaction strongly influenced by these factors. Conclusion: Social support will increase job satisfaction of migrant workers and it will subsequently decrease job turnover rate and increase productivity as well as quality of life.

간호사의 팔로워십에 따른 직무만족, 조직몰입 및 간호업무수행 (Effects of the Followership on Organizational Commitment, Job Satisfaction, Nursing Task Performance)

  • Purpose: This study was designed to find out the fact that the followership types of nurses would effect on job satisfaction, organizational commitment and nursing task performance. Methods: The sample consisted of 219 nurses working in 2 medical institutions. SPSS program was used for descriptive statistics, ANOVA, chi-square test, Duncan test, Pearson Correlation, and Multiple Regression. Results: In the followership type, effective follower was the largest as 47.0% and passive follower was 26.9%. Nurses who had a effective followership style had the highest level of organizational commitment, job satisfaction and those who had a passive followership style had the lowest level of organizational commitment, job satisfaction, and nursing performance. The followership was significantly related to the organizational commitment, job satisfaction and nursing task performance. The active involvement had a positive effect on the organizational commitment, job satisfaction and nursing task performance. The critical thinking had a positive effect on the job satisfaction. Conclusion: These results demonstrate that the most effective followership is effective follower. And organizational managers must take into account followership types when they develop the strategies for organizational effectiveness.

근로자가 인식한 교육훈련 프로그램 특성이 조직유효성 및 직무성과에 미치는 영향 (The Influence of Educational Training Program Traits Perceived by Employee on Organizational Effectiveness and Job Performance)

  • Using data from 286 employees who were working in medium and small company in Busan, the study analyzed the influence of educational training program traits perceived by employee on organizational effectiveness and job performance. The main results were as the followings. First, for organizational effectiveness, job relation and objective setting among educational training program traits had statistically significant influence on job satisfaction and involvement in organization after controlling the employee's characteristics. Second, for job performance, after controling the employee's characteristics, job relation, educational method, educational training environment, and objective setting had statistically significant influence on active participation, the improvement of task performance ability and confidence, or professional knowledge improvement. Additionally, among the employee's characteristics, the number of educational training participation was statistically significant predictor for job performance. Based on the main results, some suggestions and the limitations of the study were discussed.

병원간호직 근무자의 근속성향 결정요인 (The Determinants of Propensity To Stay Among Hospital Nurses)

  • This study purports to investigate the determinants of propensity to stay among nursing staff working at Korean hospitals. The independent variables contains three groups of determinants: environmental variables(job opportunity, spouse support, and parent support), psychological variables(met expectations, work involvement, positive affectivity, and negative affectivity), and structural variables(job autonomy, work unit control. routinization, supervisor support, coworker support, role ambiguity, role conflict, workload, resource inadequacy, distributive justice, promotional chances. job security, job hazards, and pay). The sample used in this study consisted of 329 nurses and 175 nurse aides from two university hospitals in Seoul and its surburbs. Data were collected with self-administered questionnaires and analyzed using path analysis. The results of this study indicate that: (1) the following variables, listed in order of size, have significant positive effects on propensity to stay among hospital nursing staff: job satisfaction, met expectations, supervisor support, job security, and positive affectivity, (2) the following variables, listed in order of size, have significant negative total effects on propensity to stay among hospital nursing staff: job opportunity, negative affectivity, and rutinization, (3) the model explains 44.2 percent of the variance in propensity to stay among nursing staff working at two university hospitals, and (4) managerial support for improving the job autonomy, distributive justice, and promotional opportunity for nurse aides are needed.

연구모델 개발의 포괄적 접근 -미국 소매업 종사자의 직무 경험이 소매업 직업 성과와 직업 만족 그리고 소매업 직업 선택의도에 미치는 영향- (A Comprehensive Approach to Model Development -The Effect of U.S. Retail Employees' Work Experiences on Job Performance, Job Satisfaction, and Retail Career Intention-)

  • 활발한 미국 소매업 시장에는 그 어느 때 보다 많은 취업과 고용의 기회가 있다. 소매업이 타 산업이나 혹은 소매업간에서 경쟁적 우위를 차지하기 위해서는 유능한 인재의 확보가 우선적이다 그러나 대학교육을 이수한 젊은 인재들의 소매업에 대한 부정적 인식과 또한 소매업 종사자의 높은 이직률은 현재 소매업의 증가하는 인적 요구를 수용하기 어렵게 한다. 따라서 대부분의 미국 소매업에서는 24세 이하의 젊은 임시직 고용인으로 인재를 확충하고 있는 현실이다. 그러나 적절한 직업 훈련이나 직업 역할에 대한 감독자의 충분한 지도 없이 형성되는 그들의 일시적인 소매업 직무 경험은, 소매업종에 대한 부정적 인식을 가중시키고 있다. 이러한 제한적 인 직무 경험은 곧 소매업 자체에도 부정적 인 파급효과를 낳게 되어 소매 기업 자체의 이 익을 저하함은 물론, 장기적 안목에서 유능한 인재를 소매업으로 유입할 수 없게 만드는 요인이 되는 것이다. 따라서 본 연구는 대부분 고등학교 시절부터, 임시직 고용인으로 출발하는 미국 젊은 소매업 종사자들의 '직무 경험'이 어떻게 그들의 '직업 성과' 와 '직업 만족'궁극적으로는 장래의 '소매업 직업 선택'에 인과적 영향을 미치는지를 연구하였다. 연구방법은, 4년 간에 걸쳐 5회의 focus group interview 와 총 2,171명에 대한 3회의 설문지조사가 미국 고등학교 및 대학생들을 대상으로 시행되었다. 이러한 광범위한 양적, 질적 접근에 대하여 회귀분석, 확증적 요인분석, 구조방정식 모델의 분석을 함으로써 본 연구 주제에 대한 포괄적인 연구모델이 개발되었다. 연구결과로는 젊은 임시직 소매업 고용인들의 직무 경험 중 '감독자지도' 와 '직무관여'는 일관되게 '직업 만족' 및 '직업성과'에 긍정적 영향을 미치고 있었다. 그러나 '역할 갈등'과 '역할 모호성'은 '직업 만족'및 '직업성과'에 비 일관된 부정적 영향을 미치고 있었다 한편 '직업성과'는 '직업 만족'과 '소매업 직업 선택의도'에 대해 영향을 미치지 않은 반면, '직업 만족'은 '직업 선택의도'에 직접적인 결정적 요소로 일관된 영향을 나타내었다. 따라서 본 연구를 통해 미국 젊은 학생들이 고등학교 시절부터 보편적으로 경험하게 되는 소매업 직무 경험에서, 혁신적인 감독자들로부터 적절하게 직무에 대한 지도를 훈련받고 또한 높은 수준의 직무 관여를 소매업 종사자들이 경험한다면, 그들의 직업 만족은 증가하고 이는 곧 장래에 그들이 소매업을 직업으로 선택하게 할 수 있는 가장 최우선적인 동력이라는 것을 확인하였다.

이주노동자의 모국문화유지행동이 직무태도에 미치는 영향 (An Empirical Study on the Effect of Maintaining Behavior of Native Culture on the Job Attitude)

  • 본 연구의 목적은 모국문화유지행동이 직무태도(직무몰입과 직무만족)에 미치는 영향을 살펴보고 나아가 이 영향에 대한 심리적 안녕의 매개효과가 있는지를 살펴보고자 하는 것이다. 이를 위해 선행연구결과들을 이론적으로 검토를 하고 실증연구로서 베트남 이주노동자를 대상으로 설문조사를 실시한 후 다중회귀분석을 통해 가설을 검증하였다. 실증연구결과를 요약하면 다음과 같다. 첫째, 모국문화유지행동의 차원 중 '모국관련 미디어행동', '모국인 친구 어울림' 및 '모국종교활동 지속'이 많을수록 직무태도(직무몰입과 직무만족)가 높았다. 둘째, 모국문화 유지행동의 차원 중 '모국음식 섭취'는 직무몰입에는 영향을 미치지 않으나 직무만족에는 (-)영향을 미치는 것으로 나타났다. 셋째, 모국문화유지행동의 차원 중 '모국관련 미디어활동', '모국인친구 어울림' 그리고 '모국종교활동 지속'이 직무태도(직무몰입과 직무만족)에 미치는 영향에 대해 심리적 안녕은 부분매개하는 것으로 나타났다.연구결과를 토대로 연구결과의 시사점, 연구의 한계점 및 향후연구의 방향을 제시하였다.

  • The purpose of this thesis is, based on the cognitive response of employees, to depict the phenomenon and the pattern of organizational culture in A Subway system, To attain this purpose, several aspects of organizational culture are surveyed through questionaire and analyzed by SPSS. The major findings are . 1) In general, the cognitive response of employees in railway-concerned firms on culture-related aspects is awfully negative. 2) Job satisfaction and involvement in A Subway is highly related to achievement factor in terms of culture. 3) According to the analysis based on four kinds of Job Groups, certain job groups such as drivers and vehicle maintenance are seen as having exceptionally negative attitude towards every aspects of their organization. So, some careful diagnosis and approaches to the symptoms, the causes, and the treatments are urgently needed.

남성의 쇼핑성향, 패션관여 및 인구통계적 특성이 아웃도어 웨어 구매의사결정에 미치는 영향 - 제품 선택기준, 점포 선택기준을 중심으로 - (The effect of shopping orientation, fashion involvement and demographic characteristics on the purchasing decision-making of outdoor wear - Focusing on the product selection criteria, store selection criteria -)

  • This study understood what effect was produced on the purchasing decision making of outdoor wear by a shopping orientation, fashion involvement and demographic characteristics offered practical suggestions as to what effect was produced on the store selection criteria, product selection criteria for purchasing decision making in purchasing outdoor wear. This research was conducted through a questionnaire survey, and 397 males in were collected for analysis. The results were as follows. First, shopping orientation group was classified into hedonic shopping orientation group and utilitarian shopping orientation group. And it was classified into high fashion involvement group and low fashion involvement group according to fashion involvement. Product selection criteria were classified into 2 factors such as intrinsic attributes and extrinsic attributes. And store selection criteria were classified into 4 factors such as store atmosphere, store environment, promotion and salesmen. Second, there was partly significant difference in product selection criteria, and store selection criteria between utilitarian shopping group and hedonic shopping group. Third, there was significant difference in product selection criteria and store selection criteria between high fashion involvement group and low fashion involvement group. Finally, there was significant difference in the and according to age, job, and income among demographic characteristics.
