직무 리뷰 분석을 통한 산업군별 직무만족/존속 요인 및 직무불만족/이직 요인에 관한 연구 (A Study on Job Satisfaction/Retention Factors and Job Unsatisfaction/Turnover Factors by Industries using Job Reviews)

  • Keeping good, talented people is one of the most significant factors in a company's success. HR analytics is an important area for applying big data analysis techniques to human resources. It provides organizational insight that enables effective management of employees, allowing management to reach their business goals quickly and efficiently. Job satisfaction and employee turnover analysis are the keys to HR analytics. Job review web services have been becoming popular. Because people exchange information about job satisfaction and turnover through these web services, useful information about HR Analytics is accumulated on the job review web sites. In this paper, we identified factors of employee retention by analyzing a Job Satisfaction/Retention group, and the factors of employee turnover by analyzing a Job Unsatisfaction/Turnover group. In order to do this, we first classified employees according to whether their self-reported job satisfaction or turnover was true. We collected and analyzed data from Jobplanet, a popular job review site. Through dominance analysis and LDA topic modeling, we found major factors, topics, and keywords of the classified groups by IT, service, and manufacturing domains. Our approach is a novel model to apply the analysis of reviews and text mining to the HR domain, and it will be practically helpful for setting new strategies that improve job satisfaction.

응급실 간호사의 직무 스트레스, 피로, 직무 만족 및 조직 몰입 (Job Stress, Fatigue, Job Satisfaction and Commitment to Organization in Emergency Department Nurses)

  • Purpose: This research was done to identify relationships among job stress, fatigue, job satisfaction, and commitment to organization in emergency department nurses. Methods: Research participants were 513 nurses who worked in the emergency department of 17 tertiary centers and 28 secondary hospitals. Data collection for this descriptive correlational study was done from May to July 2010 using self report questionnaires, and analyzed using descriptive statistics, t-test, ANOVA, Pearson correlation coefficient with the SAS 9.2 program. Results: There were statistically significant differences in organizational commitment according to age, religion, total clinical experience, emergency department experience, current position, frequency of night shift, average sleep hours, wage level, numbers of beds in unit, and reason for working. A positive correlation was found between job stress and fatigue, and between job satisfaction and commitment to organization for the emergency department nurses and a negative correlation between job stress and Job satisfaction, and fatigue and Job satisfaction. Conclusion: Results of this research indicate that job stress in emergency department nurses was the principal variable affecting job satisfaction and commitment to organization along with fatigue. Appropriate stress management strategies based on identification of job stress for these nurses should lead to development of improved management of nursing manpower and a reduction in stress.

중소기업 법정관리회사 근로자의 고용불안과 직무스트레스가 이직의도에 미치는 영향 (The Influence Job Instability and Job Stress of Employee of Midium and Small Firm being Legal Management Attribute Turnover Intention)

  • 본 논문은 수도권(서울, 경기, 인천) 50인 미만의 중소기업 법정관리회사의 근로자 134명을 대상으로 그들의 고용불안과 직무스트레스가 이직의도에 미치는 영향과 변수들 간의 관계를 살펴보았다. 자료 분석을 위하여 SPSS V.21을 이용하였으며 각 변인별 상관관계 및 인과관계 분석을 위해 이변량상관분석 및 단순 다중회귀분석을 하였고 매개효과성 검증과 사후검증으로 소벨검증(sobel test)을 활용하였다. 연구 결과, 중소기업법정관리회사의 고용불안과 직무역할스트레스는 스트레스지각이나 이직의도에 직접적인 영향을 미칠 뿐만 아니라 스트레스지각과 이직의도 관계에서도 간접적인 영향을 미친다는 결과를 얻었다. 이는 중소기업 법정관리회사의 근로자에 대한 스트레스관리와 인적 자원관리에 시사점을 제공하고 법정관리회사의 근로자를 대상으로 고용불안과 직무 스트레스에 대한 연구를 처음으로 시도하였다는 데 연구의 의의가 있다.

전략적 인적자원관리가 시큐리티업무 종사자의 직무스트레스와 직업몰입에 미치는 영향 (The Effects of Strategic Human Resource Management on Job Stress and Occupational Commitment of Security Workers)

  • 이 연구는 전략적 인적자원관리가 시큐리티업무 종사자의 직무스트레스와 직업몰입에 어떠한 영향을 미치는지를 살펴보고자 실시되었으며, 이를 위하여 시큐리티업무 종사자를 대상으로 유의표집방법으로 188명의 표본을 추출하고 SPSS 18.0 프로그램을 활용하였으며, 자료의 목적에 따라 빈도분석, 상관관계분석, 중다회귀분석을 실시하였으며, 다음과 같은 결론을 도출하였다. 첫째, 전략적 인적자원관리는 직무스트레스에 유의한 영향을 미치는 것으로 나타났다. 둘째, 전략적 인적자원관리는 직업몰입에 유의한 영향을 미치는 것으로 나타났다. 셋째, 직무스트레스는 직업몰입에 유의한 영향을 미치는 것으로 나타났다. 즉, 전략적 인적자원관리와 직무스트레스 두 요인이 직업몰입에 결정적 요인으로 작용하며, 직무스트레스는 매개변수로 중요한 역할을 수행한다는 것을 의미한다. 결론적으로 각 조직에 필요한 전략적 인적자원관리의 요인을 선택하고 새로운 방안을 개발하여 경쟁력을 갖춘다면 시큐리티산업의 질적 성장에 많은 도움을 줄 수 있을 것으로 사료된다.

Development of Head-cook's Education and Training Curriculum by Analyzing Job Characteristics and Competencies in Contract Foodservice Management Company

  • The primary purpose of this study was to investigate the job characteristics and competencies of a head-cook in contracted foodservice management company, identify the knowledge, abilities, skills and other characteristics (KASO) required to perform the duties of a head-cook, and provide training content and develop training program for job of head-cook in contract foodservice management company (CFMC). A survey instrument including identified KASO was used in the study. The questionnaire was delivered by using e-mail to 165 head-cooks employed by CFMC. The factor analysis resulted in a three-factor structure of the instrument such as 'basic foodservice operation duties' 'personal characteristics' 'managing of expanded duties-menu, customer and business'. This result suggested the education and training program for head-cook in CFMC should be composed of 'basic foodservice operation duties' on 'bulk preparation', 'procurement, inventory management', 'facility and equipment management', and 'sanitation and safety management', 'personal characteristics' on 'personality management' and 'moral duties', and 'managing of expanded duties-menu, customer and business' on 'menu management', 'customer service management', 'cost management', and 'administrative ability'. Therefore, it will be expected that the management of human resources in the contract foodservice industry would be developed by the application of recommended education and training program.

사회적기업 근로자의 직무불안, 직무만족, 고객과의 관계가 재직 의도에 미치는 영향 (Assessing the Impacts of Job insecurity, Job satisfaction and Relationship with customers on Intention of Retention of Employees in Social Enterprises)

  • 사회적기업은 사회적 미션에도 불구하고, 급변하는 글로벌 환경에서 경제적 성과 목표에도 응해야 한다. 이러한 상황은 인적자원관리 전략이 중요한 역할을 지님을 의미한다. 특히 경쟁력있는 효율성을 유지하기 위한 과제는 근로자 이직을 낮추는데 달려 있다. 본 연구는 사회적기업 근로자를 대상으로 재직 의도에 영향을 끼치는 직무불안, 직무만족, 고객과의 관계의 영향력을 검증하고자 한다. 조사 대상은 서울 경기 지역의 36곳의 사회적기업 여성 근로자 271명으로 삼았고, 이항로짓회귀분석(Binominal Logistic regression)을 적용하였다. 연구결과, 사회적기업 근로자의 재직 의도는 상당히 긍정적인 수준으로 높게 나타났다. 하지만 사회적기업 근로자의 직무불안정성은 재직 의도에 부정적인 영향을 끼치는 반면 직무만족과 고객와의 관계는 재직 의도에 긍정적인 요인으로 밝혀졌다. 결론적으로 사회적기업의 지속가능성을 위한 근로자의 근속 유지를 위해서는 인적자원 관리가 중요한 역할을 할 수 있음을 밝히고 직무 환경 개선을 위한 관리적 함의를 도출하였다.

세무회계사무소 직원의 직무만족에 영향을 미치는 요인에 관한 연구: 상사신뢰의 조절효과를 중심으로 (A Study of the Factors that Affect Tax Accounting Firm Employees' Job Satisfaction: Focusing on the Moderating Effect of Trust in Supervisor)

  • 본 연구의 목적은 개인적 특성에 따라 세무회계사무소 직원의 직무만족에 유의한 차이가 있는지를 분석하고, 인간중심경영과 긍정리더십이 직무만족에 미치는 영향을 살펴본 후, 이러한 관련성이 상사신뢰에 의해 조절효과를 나타내는지를 분석하는 것이다. 이를 위해 세무회계사무소 직원을 대상으로 설문조사를 시행하였고, 한글 SPSS와 AMOS를 이용하여 통계분석을 수행하였다. 분석결과, 직위, 연봉, 학력, 업무처리 능력에 따라 직무만족에 유의한 차이가 있는 것으로 나타났고, 인간중심경영과 긍정리더십은 직무만족에 통계적으로 유의한 정(+)의 영향을 미치는 것으로 나타났으며, 상사신뢰는 긍정리더십이 직무만족에 미치는 영향을 조절하는 것으로 나타났다. 이러한 연구결과는 향후 세무회계사무소의 효율적 운영에 중요한 자료로 활용될 수 있을 것이며, 직원의 직무만족 향상을 통해 조직의 성과를 높이는데 기여할 수 있을 것이다.

한의원 종사자들의 직무만족도에 관한 예비연구 (A pilot study on job satisfaction of korean medical clinic workers)

  • The purpose of this study is to find out the job satisfaction of the korean medical clinic workers, and understand the factors that affect the satisfaction thereby increasing the efficiency of human resource management and providing the basic data to establish the management strategy. We visited 50 korean medical clinics which were chosen randomly from the korean medical clinics in the city of Changwon, Gyungnam. First, we explained the purpose of the study and survey contents to the surveyees, then distributed the Questionnaire and collected them. The data analysis was done statistically using the SPSS WIN IBM 20.0 program. The results were as follows: Professional career, interpersonal relationship, work autonomy, and overall job satisfaction showed significant differences depending on ages. While satisfaction of interpersonal relationship showed significant difference depending on final education. Depending on marriage status, while married persons showed significantly high satisfaction on professional career, interpersonal relationship, work autonomy, administration, and overall job satisfaction, there is no significant difference on income satisfaction. The number of years worked in the current clinic showed significant difference on administration satisfaction. Also, daytime working hours showed significant difference on administration and overall job satisfaction. The work area showed significant difference on overall job satisfaction. The income level showed significant differences on professional career, administration, and overall job satisfaction. From this study, it was confirmed that demographic characteristics and work environment factors showed significant differences on overall job satisfaction of workers in korean medical clinics. Therefore, in order to facilitate efficient manpower utilization and organization efficiency maximization, and motivation of human resources, a detailed plan should be developed to improve working environment and take demographic characteristics into consideration.

직영 및 위탁 사업체 급식소 영양사에 대한 작업자 지향적 직무분석(제 2 보) : 요인분석에 의한 직무수행 특성 영역 및 직무정보 기술 (Categorization of Competencies and Description of Job Informations for Dietitians in Employee Foodservice by Wdorker-oriented Job Analysis Methodology)

  • The job characteristics and competencies of 285 dietitians in employee foodservices were investigated by worker-oriented job analysis methodology. The purposes of this study were to : a) determine the knowledge, abilities, skills and other characteristics(KASO) needed for dietitians in two types of employee foodservice groups(self-operated vs. contracted), b) categorize KASO items by factor analysis and c) provide job information and job descriptions for dietitians in employee foodservices. The job analysis questionnaire was consisted of questions concerning the 134 KASO items. The questionnaire was mailed to 250 dietitians who are members of The Korean Dietetic Association Practice Group in self-operated foodservices(group A) and 250 dietitians who are employed in contracted foodservice companies(group B). Completed questionnaires were received from 285 dietitians(121 in self-operated, 164 in contracted) ; with response rate of 57%. Statistical data analysis was completed using the SPSS/win and the SAS/win packages. The results of this study can be summarized as follows. 1) Through factor analysis, the 134 KASO items were regrouped into 6 categories :‘primary dietetic tasks concerning menu management and administrative work regarding merchants’, ‘primary dietetic tasks concerning procurement and purchasing of food and supplies and meal production and service control’, ‘primary dietetic tasks concerning facility, sanitation and safety control’, ‘secondary dietetic tasks concerning nutrition education and research’, ‘secondary dietetic tasks concerning foodservice operation management’and‘human attributes’. 2) Analysis of the total scores(average scores of degree of frequency, importance and entry requirements of KASO items within 6 categories), group A showed high priorities placed on‘human attributes’, ‘procurement and purchasing of food and supplies and meal production and service control’, ‘menu management and administrative work regarding merchants’, ‘whereas group B showed high priorities placed on’‘human attributes’, ‘foodservice operation management’. 국공립병원 의사의 근무지속의사 관련 요인 (Factors Related to Job Retention of Physicians in Public Hospitals)

  • Background : Public hospitals suffer worsening shortage of physicians and face great pressure of recruiting doctors. This study is aim to identify the factors associated with retention of physicians who are working in public hospitals. Methods : We conducted a cross-sectional and self-administered questionnaire survey in July, 2011. A total of 333 physicians responded from the 31 public hospitals. We analyzed the difference of job retention across the variables among doctors stratified as salaried and public health doctors. We used chi-square test and multiple logistic regression analysis. Results : To the salaried doctor, longer work period(OR=2.04 in 3rd quartile), professional autonomy(OR=2.69), and positive attitude toward public health(OR=2.39) affect to the higher job retention whereas complain of low income(OR=0.33) and complain of poor clinical environment(OR=0.26) affects to the lower job retention. To the public health doctors, community connections such as hometown(OR=6.27), spouse factors(OR=3.49), and positive attitude toward public health(OR=3.19) affect to the higher job retention. But longer work period(OR=0.17 in 3rd quartile) affects to the lower job retention. Conclusions : Associated factors of job retention vary across physician's status. Professional autonomy has major impact on the job retention to the salaried doctor. And familial factors as well as community relationship have greatest impact to the public health doctor. Positive attitude toward public health is associated with the higher job retention to the both of salaried and public health doctors.
