Issue Leadership and Work Performance: Mediating Effect of Job Challenge and Moderated Mediation Effect of Psychological Ownership (이슈리더십과 조직구성원의 업무성과: 직무 도전성의 매개효과와 심리적 주인의식의 조절된 매개효과)

  • Purpose: This paper investigated the effects of issue leadership on employees' work performance. It also explored the mediating role of job challenge in the above relationship. We also tested the moderating effect of psychological ownership in the relationship between issue leadership and job challenge. Finally, this paper examined the moderated mediation effect of psychological ownership in the course of affecting issue leadership on work performance via job challenge. Methods: This paper used a cross-sectional design with questionnaires administered to 390 employees working in Korean firms. It applied an hierarchical and multi-regression analysis by using SPSS 22.0 and Hayes' Macro Process to test the proposed hypotheses including a moderated mediation model. Results: As a result of the analysis, first, it was found that the issue leadership had a positive effect on the work performance. Second, it was also found that issue leadership had a positive effect on the job challenge. In addition, job challenge was found to positive mediating effect in the relationship between issue leadership and work performance. Third, we found that the psychological ownership positively moderated the relationship between issue leadership and job challenge. Finally, the moderated mediating effect was found by confirming that the higher the degree of psychological ownership, the stronger the effect of issue leadership on the work performance via job challenge. Conclusion: This paper contributes to the leadership and work performance studies by identifying the role of issue leadership enhancing employee work performance while confirming connection mechanism and boundary conditions strengthening the positive effect of issue leadership on employee work performance.

A Test of Moderating Effect of Superior Support Between Issue Leadership and Performance: With an Emphasis on Team Member's Issue Leadership (이슈리더십과 성과 간의 관계에서 상사지원의 조절효과 검증 -팀원의 이슈리더십을 중심으로-)

  • Until now most of the leadership studies have been focused to managers having in formal authority. However, in the recent business environment, team member should also demonstrate his leadership. Hence, the purpose of this study has been focused to the team member's leadership and their leadership effectiveness. In this study, we verified how the degree of master sergeant's support can control to moderate the intensity of the team member's leadership behavior. The analysis results were as follows: we have found that team member's issue leadership can effect on positive(+) way on the audience's acceptance to the leader as well as team performance. But the moderating effects of master sergeant's support on the team member's issue leadership and leader acceptance was not significant in terms of statistical point of view. It has also shown even the negative(-) effects of master sergeants's support on the team member's issue leadership and leader acceptance as well as team performance. Through this study, we can understand that the master sergeant's support may impeding the team member's independent leadership.

Mediating Effects of Work Engagement in the Relationship between Issue Leadership and Innovative Behavior (이슈리더십과 혁신행동 관계에 있어 직무열의의 매개효과)

  • The present study was conducted to test the mediating effects of work engagement in the relationship between issue leadership and innovative behavior. Specifically, the purpose of this study was to empirically test the impact of issue leadership on employees' innovative behavior, and to investigate the mediating effect of work engagement in the relationship between issue leadership and innovative behavior. The data was collected from 218 employees who are currently working at large hotels located in Seoul and Jeju. The results of this study show that issue leadership is positively associated with work engagement and innovative behavior, and that issue leadership is a crucial factor to facilitate employees' positive attitudes toward voluntary change-oriented behavior. In addition, work engagement partially mediated the relationship between issue leadership and innovative behavior. Finally, theoretical and practical implications of the study results have been discussed along with limitations and future direction of the study.

The Effect of Issue Leadership on Sales Team Performance : Mediating Effect of Team Adaptive Sales Behavior and Moderating Effect of Team Member Exchange (영업 관리자의 이슈 리더십이 팀 영업성과에 미치는 영향 : 팀 적응적 판매행동의 매개효과와 TMX의 조절효과)

  • The purpose of this study was to investigate the impact of issue leadership by sales managers on sales team performance, while examining the mediating role of team adaptive sales behavior and the moderating effect of team-member exchange (TMX). Data was collected from 125 sales teams, and both independent and dependent variables were measured with a time difference of two months using responses from sales managers and team members. The empirical analysis revealed several important findings. Firstly, the study found that issue leadership had a significant positive effect on sales team performance. Secondly, team adaptive sales behavior was found to partially mediate the relationship between issue leadership and sales team performance. Lastly, the study revealed that TMX moderated the relationship between issue leadership and sales team performance. These findings have significant academic and practical implications. Firstly, the study demonstrates the effectiveness of issue leadership as a sales leadership style in the B2C industry. Secondly, it highlights the importance of team adaptive sales behavior as a mechanism that mediates the relationship between issue leadership and sales team performance. Lastly, it underscores the significance of TMX as a situational factor that moderates the relationship between issue leadership and sales team performance. In practice, the results suggest that organizations should focus on developing issue leaders, fostering creative sales behavior at the team level, and activating social exchange within sales teams to enhance sales team performance.

Effects of Issue Leadership and Learning Agility on Startup Employees' Innovation Behavior (이슈 리더십과 학습민첩성이 스타트업 구성원의 혁신행동에 미치는 영향)

  • This study was conducted to empirically analyze the impact of issue leadership and learning agility on the innovation behavior of startup employees. Issue leadership was subdivided into issue creation, audience engagement, and issue execution. Learning agility was subdivided into five factors: feedback seeking, information orientation, reflection, experimentation, and agility. The survey was conducted among employees working in startups. In this study, 300 valid surveys were analyzed. Hierarchical regression was used to test the hypotheses. The results of the empirical analysis were as follows Among the sub-factors of issue leadership, issue creation, audience engagement, and the sub-factors of learning agility, information orientation, reflection, experimentation, and agility had a significant positive effect on startup employees' innovation behavior. On the other hand, issue execution, a subcomponent of issue leadership, and feedback seeking, a subcomponent of learning agility, did not have a significant effect on innovative behavior. In addition, the magnitude of the effect on innovative behavior was in the order of experimentation, agility, issue creation, information orientation, audience engagement, and reflection. Therefore, this study on the effect of issue leadership and learning agility on innovative behavior concludes that issue creation, audience engagement, information orientation, reflection, experimentation, and agility play an important role.

The Impact of Participative Leadership on Job Commitment of Employees: The Mediating Effect of Psychological Empowerment and The Moderating Effect of Issue Leadership (참여적 리더십이 구성원의 직무몰입에 미치는 영향: 심리적 임파워먼트의 매개효과와 이슈리더십의 조절효과)

  • The purpose of this study was to analyze the influence of participative leadership on the job commitment of employees and to investigate the mediating effect of psychological empowerment and the moderating effect of issue leadership. A survey was conducted on employees working in various industries and analyzed using PROCESS macro (Hayes, 2013). The reliability and validity of measurement tools were reviewed through a preliminary survey, and the timing of measurement of independent variable and dependent variable was separated to overcome the common method bias. The results of the study are as follows. First, it has been confirmed that participative leadership has a positive influence on employee's job commitment. Second, participative leadership strengthened the psychological empowerment of employees, and through it, the indirect effect of improving the employee's job commitment was confirmed. Third, the moderating effect of issue leadership was confirmed in the relationship between participative leadership and psychological empowerment. Fourth, the moderated mediating effect was confirmed that the effect of participative leadership on job commitment through psychological empowerment is reinforced by issue leadership. This study contributes to the expansion of existing leadership research by empirically identifying the mechanism between participative leadership and employee's job commitment. Implications regarding the results of the study, limitations of the study, and future study tasks were discussed.

The Mediating Effect of Learning Agility in the Relationship between Issue Leadership and Innovative Behavior (이슈 리더십이 혁신 행동에 미치는 영향 연구 : 학습 민첩성의 매개효과)

  • This study was conducted focusing on the innovative behavior necessary for the long-term survival of an organization in a business environment in which uncertainty and complexity are increasing. To this end, the relationship between issue leadership and innovative behavior of organizational members was investigated from the perspective of Signaling theory, Path-Goal theory and Job Demands-Resources theory. In addition, the mediating role of learning agility and sub-components of learning agility was empirically analyzed. For empirical analysis, a survey was conducted with a total of 252 team leaders and team members working in multinational companies (142 in Korea, 110 in the US). The results of this study are as follows. Issue leadership was analyzed to have a positive (+) effect on the innovative behavior of employees. Learning agility was found to play a mediating role between issue leadership and innovative behavior. On the other hand, the mediating effect was tested for each of the sub-components of learning agility, such as feedback seeking, information seeking, reflecting, experimenting, agility. As a result, all five sub-components were found to play a mediating role between issue leadership and innovative behavior. In particular, it was analyzed that the mediating effect of agility was the largest. Next, information seeking appeared to be large. Although there are some studies that have identified the mediating role of learning agility between issue leadership and innovative behavior, this study is considered to have academic implication as there are few cases of subdivided study. At the practical level, it is expected to provide implications for where to focus more when trying to improve an organization's learning agility and innovation behavior

Rational Leadership for the Middle East: A Multiple Competencies Model

  • This study aims to address the prevailing skepticism that conventional leadership models are not effective in the Middle East. With the same logic, selecting leaders is a confusing task in the Middle East due to the haphazardness surrounding this task and the lack of clarity of appropriate selection criteria. This study employs samples of leadership theories and frameworks that were scrutinized to classify specific leadership dimensions. The triangular model stemmed from the previous studies that addressed Leadership in general and the Leadership model for the Middle East. With the use of the literature review methodologies and historical analysis, the leadership model's description will be demonstrated. The results revealed that there are various dimensions of Leadership, especially concerning the Middle East's organizational environment. The findings of this study suggested a new model which assists in clarifying the issue by setting a group of 10 personality traits with eight behavioral skills and social status. Implications of this study enable making Leadership easier in practice. Furthermore, this will enable recognition of Leadership according to specific criteria, which will help make greater equality and empowerment at all levels of the system. This research localizes Leadership and paves the way to automate leaders' selection process with a guarantee of fairness among candidates.

  • The purpose of this study was to analyze the influence of self-leadership of Korean aircraft mechanics on organizational effectiveness and to investigate whether safety culture has mediating effect. The theory of leadership, which has emerged since the 1940s, has been an important and key research issue in the social sciences for the last decade and has evolved as a brand-new theory through the theory of characteristics, the theory of behavior, and the theory of situation. The new leadership theory has been extended to charismatic leadership, transformative leadership, empowerment leadership, super leadership, and self-leadership of organizational members as a new flow leadership. On the other hand, there was a precedent study on the relationship between leadership and safety culture, and this study started with interest in the relationship between self-leadership, safety culture and organizational effectiveness. As a result, safety culture has been proved to play an moderating variable in the relationship between self-leadership of Korean aircraft mechanics and organizational effectiveness. Especially, among the sub-factors of the self-leadership, self-goal setting, self-reward, and natural reward have been shown to affect organizational effectiveness in combination with the sub-factors of the safety culture, learning culture and flexible culture.

Leadership Development in Students as Part of Attitude Development

  • Leadership development corresponds to the focus on the individual's success and competitiveness strategy. This is the optimal direction of the organization of attitude development because it covers two aspects of the student's personality development, professionally-oriented and self-centric. The aim of the study is to identify and compare the leadership level in second-and fourth-year students to see dynamics of development and implementation of the leadership phenomenon in the professional and personal making up of future specialists. Based on the theoretical analysis of the issue, the authors developed an objective and subjective diagnostic model for leadership skills. In this study, data of the objective diagnostic technique are the key. Subjective diagnostic technique for leadership skills provides insights for problem interpretation. At the level of the first group of respondents, the average Leadership Skills Level of the second-year students was quite low and was found within the medium level. The second group of respondents consisting of the fourth-year students showed a slight but effective improvement. The Leadership Skills of this group were found at a sufficient level. Positive dynamics was revealed for all criteria of leadership skills as a result of applying objective diagnostic methods: decreased percentage of students with negative and relatively low markers of Leadership Skills Level and corresponding increase in percentage of applicants with positive markers of Leadership Skills Level. Further research can be organized in the direction of identifying and developing successful universal and professionally-oriented tactics for leadership development in students as part of attitude development.
