Compensation, Perceived Equity, and Performance: Review of the Theoretical Literature (보상, 지각된 공정성, 성과에 대한 이론적 논의)

  • The main purpose of this study is the comprehensive review of the compensation system that affects the employee's job satisfaction and turnover intention. This study is mainly designed to review previous studies of the impact of compensation system, and suggest meaningful implications in relation to firm's performance. It is clarified that compensation is positively related to firm's performance, and the perceived equity mediates the relationship between compensation and performance. It is suggested that an empirical research should be done based on the formulated propositions of this research.

Are Adverse Working Environments Adequately Compensated in South Korea? (근로자들은 나쁜 근로환경에 대해 보상 받는가?)

  • This paper examines the role of adverse working environments in the determination of workers' compensation in South Korean. I use the Third Korean Working Conditions Survey(2011), Occupational Safety and Health Research Institute that provide relevant variables in objective and subjective compensation and workers of diverse working environment. I find that risk factors in adverse working environments have a very minor role in the determination of individual wages. In contrast, adverse working environments have significant relationship with the level of compensation satisfaction. In addition, the results show that workers are more likely to receive compensation from psychological risk than physical risk. And women receive much more compensation in the psychological risk. These results provide useful information for improvement of working environments.

The Relationship between Compensation and Job Satisfaction: Exploring the Role of Supervisor Support and Perceived Internal Equity (구성원의 보상과 직무만족의 관계: 상사의 지원과 지각된 내적 공정성의 역할 탐색)

  • The main purpose of this research is to investigate the impact of compensation on job satisfaction. The study is designed to determine whether perceived internal equity acts as a mediation role in affecting the relationship between compensation and job satisfaction. This study also aims to explore the role of supervisor support in affecting employees' perception of equity toward the compensation. A total of 157 samples was obtained for the data analysis as a quantitative approach. The results of the data analyses revealed that both extrinsic and intrinsic rewards are positively correlated with job satisfaction. The results also showed that perceived internal equity acts as a mediating role in predicting variables of compensation and job satisfaction. The supervisor support does not moderate the relationship between compensation and perceived internal equity. It is suggested that management's efforts must be made in compensation management in order to increase employees' job satisfaction and to improve employees' perception of equity.

Study on the Effects of CEO compensation in Investment and earnings management (경영자 보상이 투자와 이익조정에 미치는 영향에 관한 연구)

  • The purpose of this study is to examine the influence of variable cash compensation depending on short-term performances instead of stock compensation for the executives on the investment in tangible assets, investment and R&D, and profit reconciliation. The detailed objectives of the study include, first, to examine the influence of the cash compensation on investment in tangible assets and profit reconciliation depending on the characteristics of the company and, second, to examine the influence of cash compensation on the profit reconciliation of the investment in R&D depending on the characteristics of the company. The results of the analysis in this study can be summarized as follows; Firstly, the result of the positive analysis, as the compensation for the executives increased, by the characteristics of the companies conducted on the significant 'positive' (+) on the investment in R&D and the profits reconciliation showed that the high tech industry and the share ratio of the executives did not show a significant result, while the debt ratio showed a significantly positive result. Secondly, the result of the positive analysis, as the compensation for the executives increased, by the characteristics of the companieson the significant 'positive' (+) of the investment in tangible assets and reconciliation of profits showed that the high-tech industry did not show a significant result, while the hypothesis on the share ratio of the executives and the hypothesis on the debt ratio showed results that are significantly positive as expected. In other words, it can help Korean companies, which have to investment in R&D and tangible assets to increase their competitiveness and promote future growth dynamics, to design a manager compensation system that is appropriate for our country to support efficient investment decision-making.

The Relationship between Foreign Ownership, Executive Compensation and Firm Performance in the Korean Export Manufacturing SMEs (한국 수출제조 중소기업의 외국인지분율 및 경영자보상과 기업성과 간의 관계)

  • This study examines whether there is any significant relation between executive compensation and future firm performance for the Korean export manufacturing small and medium-sized firms. We sorted the whole sample firms into the sub-groups of 10 deciles by firm size and the KSIC standard. We found the following empirical results. First, Korean export manufacturing small and medium-sized firms typically showed lower or even negative profitability in terms of return on equity and operating profit ratio to sales. Foreign equity ownership is very low with an average of 3.77%. Second, for the firms with higher ratio of excess executive compensation to asset had lower future firm performance. It implies that the typical owner-manager in Korean export manufacturing SMEs earns excess pay, but do not contribute much to firm performance. Third, as for future cumulative abnormal returns for future one- and three-year periods, firms with higher owner-executive pay had lower returns compared with firms with lower pay. So the stock market investors set a lower value on them. Fourth, there is a positive relation between excess executive pay and executive overconfidence, and it implies that owner-CEOs with higher pay may become overconfident, thereby lowering future firm performance somehow.

The Effects of KM Performances' Antecedents on an Eemployee's Absorptive Capacity (지식경영 성과 선행 요인이 조직원 흡수 역량에 미치는 영향)

  • According to resource based view, knowledge is regarded as a salient factor to improve an organization's efficiency in the current fast-changing business environment. Knowledge management (KM) may encourage employees to share and exchange knowledge in the organization in order to improve and sustain a competitive advantage over other companies. The proposed research model examines the impacts of KM performances' antecedents on an employee's absorptive capacity. This study identifies KM performances as employee's satisfaction about KM and shared knowledge quality. This study considers KM performances as the major determinants that enhance his/her absorptive capacity. This study also investigates the key antecedents of KM performances. The research model posits extrinsic reward, intrinsic reward, and relational reward as the KM performances' antecedents. Furthermore, this study examines the difference of the antecedents' effects in terms of firm's type. The proposed research model was tested by using survey data collected from 1,103 employees of 2 public enterprises and 907 employees of 5 private enterprises. The findings of this study showed that employee's satisfaction about KM and shared knowledge quality play a significant role in enhancing employee' absorptive capacity. Extrinsic reward only significantly influences employee's satisfaction about KM, whereas both intrinsic and relational rewards serve as the salient antecedents of improving both KM performances. The results also shed light on the moderating role of firm's type. Theoretical and practical implications of this study are discussed.

Mediating Effects of Perceived Justice between Compensation Communication and Job Satisfaction (지각된 공정성의 보상의사소통과 직무만족에 대한 매개효과 검증)

  • The purpose of this study is to investigate whether there is a statistical relationship between compensation communication and job satisfaction. The empirical study indicates that there is a positive relationship between compensation communication and organizational justice. The results suggest that employees' fairness perception is enhanced when information about compensation is relevant, accurate, and timely. Furthermore, the statistical results proved that a significant positive relationship exists between organizational justice and job satisfaction. The findings of this study reveal that when employees understand how their compensation is determined and allocated, they feel more fairly treated. The research enhances past studies by utilizing the most widely accepted measure of job satisfaction dimensions, as well as all measures of organizational justice.

The Relationship between Outcome Expectancy and Adolescents' Illegal Use of Music Sources: Double Mediating Effects of Reward Sensitivity and Social Dilution of Responsibility (청소년의 불법음원사용에 대한 결과기대와 사용행동 간의 관계: 보상민감성과 사회적 책임감 희석의 이중매개효과)

  • This study aims to identify the relationship between outcome expectancy and illegal use of music sources, and examined the parallel double mediating model of reward sensitivity and social dilution of responsibility on that relationship. To achieve the purpose this study, data were collected from 302 male and female high school students living in Seoul metropolitan area, and a double mediating effect was analysed with PROCESS Macro 3.5 Model 4. Results indicated that outcome expectancy was positively correlated with reward sensitivity, social dilution of responsibility, and illegal use of music sources of high school students, whereas reward sensitivity and social dilution of responsibility were positively correlated with illegal use of music sources. This study found that reward sensitivity and social dilution of responsibility were mediating outcome expectancy and illegal use of music sources in parallel. These findings suggest that psychological mechanisms lead adolescents use illegal music sources might be important, and provide useful information for making strategies to prevent adolescents' uses of illegal music sources.

The Effects of Relational Intentionality and Self-presentation Tendency on Word-of-mouth Activities (관계의 유대지향성 및 자기표현성향이 구전활동에 미치는 영향)

  • The decision to actively reveal oneself as a consumer on social media depends on whether the focus is more on positive rewards than negative threats associated with self-presentation, that is, who the other party is in that relationship. The audience of self-presentation could also be divided into expressive and instrumental ties: work partners can be classified as an audience of instrumental ties, whereas school friends can be regarded as an audience of expressive ties. This study accordingly predicted that people would focus more on prevention of negative threats than positive reward, exhibiting defensive self-presentation in relationships with strong instrumental ties because the fallout from negative threats due to failed self-presentation have a more detrimental effect than a positive reward from successful self-presentation. The empirical findings thereby indicated that as the proportion of coworkers increased among Facebook friends, the mediation effect through defensive self-presentation increased, whereas such effect through acquisitive self-presentation decreased.

Effect of Compensation Types on Workers' Organizational Commitment: A Case of Chinese Companies (보상시스템의 유형이 조직몰입에 미치는 영향: 중국 기업구성원을 대상으로)

  • The purpose of this study is to investigate the effects of extrinsic and intrinsic compensation on organizational commitment. It is also analyzed whether the compensation selection may play a moderating role between the types of compensation and organizational commitment. A total of 295 questionnaires from 12 Chinese companies are used for data analysis. The empirical results show that the types of compensation have a positive effect on organizational commitment. It is found a moderating effect of compensation selection only between extrinsic compensation and organizational commitment. The results reveal that more focus on external compensation and adopting a flexible benefit plan are necessary to improve organizational commitment.
