Directions and Strategies for Nursing Enrichment : The International Scene (간호전문직 강화를 위한 방향과 전략 : 국제적인 차원)

  • 인류가 추구하는 궁극의 가치는 건강한 삶이며 이는 인간의 기본적인 가치이다. 건강관호전달체계에 주어진 사명은 인간의 기본권을 수호하는데 있다. 건강관호전달체계의 주요 구성요원인 간호전문직은 여러차원의 조직(단체)화된 교류를 통해 주어진 사명을 완수하기 위하여 끊임없이 자신들을 강화한다. 간호전문직의 국제적인 교류(단체, 채널)는 다양하나 그 대표적인 조직은 1889년에 회원국 간호협회들에 의하여 설립되어 100주년을 맞는 국제간호협의회 즉 비정부 조직(NGO)과 1848년 세계대전의 종식과 더불어 회원국 정부에 의하여 조직된 세계보건기구 즉 정부조직(GO)이다. 본고는 첫째, 이 두 공인된 국제적인 조직의 정관에 명시된 목적을 재조명하고 이를 통한 간호전문직 강화에 이바지하는 역할을 간략하게 요약한다. 둘째로 1999년도에 창립 100주년을 맞는 국제간호협의회가 20세기를 마무리하고 21세기를 맞기 위한 준비로서 이사와 직원 workshop, 여러차례의 이사회 및 회원국대표자회의 (CNR : Council of National Representatives)를 거쳐 'Towards the 21st Century ; ICN's Strategic Plan 1994-1999'를 확정한 과정을 간략하게 논의한다. 셋째로 'Towards the 21st Century ; ICN's Strategic Plan 1994-1999'의 3개의 Global Objectives와 4개의 National Objectives를 통하여 국제간호협의회가 제시하는 간호전문직의 강화의 방향과 각 목적의 성취를 위한 구체적인 전략을 논의하였다.

Mediating Effects of Organizational Silence between Workplace Bullying and Organizational Performance among Nurses (간호조직 내 태움과 조직성과에 관한 연구: 조직침묵의 매개효과 분석을 중심으로)

  • This study is to analyze the relationship between Taeoom(workplace bullying) and organizational performance and to investigate the mediating effects of organizational silence between the relationship among nurses. In order to test the causal and mediating effects, this study employs the mediation analyses with regression. The sample is 273 from A university hospital in Seoul. Based on the results, Taeoom is basically, negatively associated with organizational performance. Acquiescence silence has played a full mediating role in the relationship between Taeoom and organizational performance. That is, Taeoom is not directly associated with organizational performance; however, it has a negative effect on organizational performance through acquiescence silence. Defensive silence plays a partial mediating role in the interdependence relationship. The implications of this study are that the negative effects of Taeoom would increase organizational silence and performance directly and indirectly; therefore, it is necessary to provide institutional prevention of Taeoom.

Concept Analysis of Oppression in Nursing Organization (간호조직에서의 억압에 대한 개념분석)

  • This study was to identify the concept of oppression in nursing organization thereby providing basic data on nursing education to improve oppression in nursing organization. Using Walker and Avant's criteria to identify attributes, antecedents, and consequences of oppression in nursing organization, 17 research articles published from 2006 to 2020 were reviewed. The defining attributes of oppression in nursing identified in this study were low self-esteem, lack of authority, and horizontal violence. The antecedents to oppression in nursing organization were oppressors, hierarchical organizational structure, and marginalization. The consequences of oppression in nursing organization included job satisfaction, organizational silence, patient safety and quality of nursing. Considering the findings, improvement of the hierarchical working environment in hospitals and self-awareness as professional nurses are important for nurses to overcome oppression in nursing organization. Therefore, effective educational programs should be developed to ameliorate working environment and self-awareness of nurses.

A Systematic Review of the Studies on Organizational Socialization (간호학 분야 조직사회화 연구에 대한 체계적 문헌고찰)

  • This study aims to systematically review literature on organizational socialization in the field of nursing. The keywords of 'organizational socialization' and 'nursing' were combined with the AND operator, and the author analyzed the total of 26 journal articles published between 2010 and 2020. The number of journal articles on organizational socialization has increased since 2016, and all the articles took an descriptive study approach. It was found that the variables of resilience, role stress, perception of justice, bullying, professional self-concept, and organizational climate could affect organizational socialization, and the variables of intention to leave, intention on retention, resilience, and organizational commitment could be affected by organizational socialization. The result of this study can be used for guiding organizational socialization research in nursing.

An Empirical Study on the Effects of Organizational Politics and Conflicts on Workplace Bullying among Nurses (간호조직 내 정치와 갈등이 태움에 미치는 영향에 관한 실증연구)

  • The purpose of this research is to identify the level of perception of conflict with politics within nursing organizations in large general hospitals, and to empirically analyze how politics and conflicts in the organization affect workplace bullying(taeoom) within nursing organizations. The research method conducted multiple regression analysis on 273 nurses working at A University Hospital in Seoul. The analysis shows that political and relationship conflicts within the organization are amplifying the workplace bullying within the nursing system. It was confirmed that taeoom was also increasing as conflicts between factions or subgroups within the nursing system, alienation, and emotional conflicts among members grew. We hope that the future research regarding taeoom will seek serious theoretical insights and practical implications for its management.

The Effects of Nursing Organizational Culture and Organizational Communication Satisfaction on Job Embeddedness in University Hospital Nurses (대학병원간호사의 간호조직문화, 조직커뮤니케이션만족도가 직무착근도에 미치는 영향)

  • The purpose of this study is to identify the factors Job Embeddedness of a university hospital nurse. Data was collected from August 1 to August 10, 2017, for 238 nurses working at a university hospital in C city. Data were analyzed with descriptive statistics, t-test, ANOVA, and multiple linear regression. As a result of this study nursing organizational culture was 3.32±0.33, organizational communication satisfaction was 3.19±0.37, and job Embeddedness was 3.19±0.44. Job Embeddedness, nursing organization culture(r=.502, p<.001), and organizational communication satisfaction(r=.673, p<.001) were positively correlated. Factors affecting job Embeddedness are organizational communication satisfaction(β=.575 p<.001), work experience 'more than 10 years'(β=.342, p<.001), nursing organization culture(β=.203, p<.001), followed by work experience of more than 5 to less than 10 years(β=.121, p<.001), and the explanatory power of the model was 57.4%. According to the above results, it is necessary Job Embeddedness level of organizational communication satisfaction at any time and develop nursing practice and educational intervention programs in consideration of work experience and nursing organizational culture in order to increase the degree of access to nursing positions of hospital nurses.

A Path Analysis of Variables Influencing customer orientation of Hospital Nurses (융합시대의 병원간호사 고객지향성 경로모형)

  • This study is to find out the casual relationship among nursing organization culture, job satisfaction, and organizational commitment that affects customer orientation. The participants were 261 hospital nurses. Data were collected through questionnaires and analyzed using SPSS and AMOS programs. The result of this study can be summarized as follows. First, job satisfaction, and organizational commitment showed a direct effect on customer orientation of hospital nurses. Second, nursing organization culture, Job satisfaction, showed an indirect effect on customer orientation of hospital nurses. This implies that, to achieve enhancing of hospital nurses' customer orientation, enhancing job satisfaction, organizational commitment while simultaneously nursing organization culture for an organization is more effective.

The Effects of Trust in Supervisor, Work Intensity and Organizational Cynicism on Organizational Silence in Clinical Nurses (임상간호사의 상사신뢰도, 간호업무강도, 조직냉소주의가 조직침묵에 미치는 영향)

  • This study was conducted to investigate the effects of trust in supervisor, work intensity, and organizational cynicism on organizational silence of clinical nurses. Data were collected from 134 nurses in 6 hospitals in two cities in February 2018. The data were analyzed by t-test, one-way ANOVA, $Scheff{\acute{e}}$ test, Pearson's correlation coefficient, and stepwise multiple regression using SPSS 25.0. There were significant correlations between trust in supervisor, work intensity and organizational silence, r=-.32(p=<.001) and r=.18(p=.043), respectively. The factors that significantly influenced organizational silence were trust in supervisor (${\beta}=-.36$, p<.001), the length of career in current hospital (over 10 years, ${\beta}=-.67$, p=.002), type of work (day only, ${\beta}=-.79$, p<.001; 3-shift, ${\beta}=-.64$, p<.001). In order to reduce clinical nurses' organizational silence, programs should be provided to increase trust in supervisor and to offer changes in work types and work intensity.

Effect of Nurse Practice Environment and Organizational Justice on Job Embeddedness in the Small and Medium Sized Hospital Nurses (지방 중소병원 간호사의 간호업무환경과 조직공정성이 직무배태성에 미치는 영향)

  • Purpose: This study was conducted to examine how nurse practice environment and organizational justice affected job embeddedness in the Small and Medium Sized Hospital Nurses. Methods: The data were collected from 233 nurses by means of self-reported questionnaires on August 23th to September 8th, 2017. Results: The model explained 49.7% of the total variance in job embeddedness scores. Hierarchical regression analysis showed that hospital nurses that had higher perceived nurse practice environment, higher organizational justice, and were older were more likely to have higher job embeddedness scores. Conclusion: To enhance nurses' job embeddedness, hospital and nurse leaders should improve nurse practice environment, particularly in relation to staffing and resource adequacy and collegial nurse-physician relations. Additionally, the nurse leaders can facilitate nurses' job embeddedness by creating and maintaining an organizational culture of fairness and justice.
