교육훈련프로그램의 특성이 조직성과에 미치는 영향에 관한 연구 (A Study on the Effects of Factors of Education and Training Program on Organizational Performance)

  • 본 연구는 교육훈련의 내용, 방법, 물리적 환경과 교수자 등 교육훈련 프로그램의 특성이 교육훈련의 학습만족과 직무만족, 조직성과에 미치는 영향을 실증적으로 살펴보았다. 교육훈련의 내용과 방법, 교수자 요인은 교육훈련의 학습 만족도와 직무만족에 유의미한 영향을 미치는 것으로 나타났으나 교육훈련 프로그램에 대한 물리적 환경은 교육훈련의 만족도와 직무만족도에 유의미한 영향을 미치지 않는 것으로 나타났다. 이러한 결과를 바탕으로 교육훈련 프로그램 설계에 대한 실무적 시사점을 제시하였다.

빅데이터 기법을 활용한 직업훈련 요구분석 (Analysis of Vocational Training Needs Using Big Data Technique)

  • 본 연구는 고용노동부가 운영하는 직업훈련 통합전산망인 'HRD-NET(http://hrd.go.kr)'을 통해 구직자가 필요로 하는 직업훈련 정보 등이 원활하게 제공되고 있는지를 확인하기 위해 질문게시판을 빅데이터 기법에 가장 최적화된 'R'프로그램을 이용해서 추출하였다. 따라서, 이를 통해 직업훈련제도의 유효성, 적절성, 시각화, 빈도 분석, 연관분석 등을 실시하였으며, 연구결과는 다음과 같다. 첫째, 직업훈련 카드발급 및 동영상 시청, 공인인증서 문제, 등록오류 이 발견되었으며, 둘째, 내일배움카드에 대한 노동관서에서의 관리 및 처리절차가 복잡하고 까다로워 제도개선이 필요한 것으로 나타났다. 또한, 교육훈련의 수강에 있어 훈련직종 및 과정, 훈련기관에 따라서 차등화 된 훈련비 시스템과 환급구조가 애로요인으로 작용하는 것으로 분석되었다. 본 논문 기초로 하여 향후 고용노동부의 훈련시스템 뿐만 아니라 정부부처의 다양한 훈련 전산망시스템에 대한 전반적인 빅데이터 분석을 통한 개선점 등을 연구하고자 한다.

농작업 안전보건관리 전문가 양성과정의 교육과정 개발 (Development of Curriculum for Agricultural Work Safety and Health Management Specialist Training Course)

  • This study aims to develop a curriculum for nurturing experts who perform agricultural safety and health management tasks. This study was conducted in three stages. First, job definitions and job models of agricultural safety and health managers were derived through job analysis using the DACUM technique. Second, job demand analysis was conducted by conducting a survey on the difficulty, importance, and frequency of each task. Third, IPA analysis was performed as the first priority tasks of job demand analysis to present the courses and subjects of the training course for safety and health managers in agricultural work. The job of the agricultural safety and health manager was defined as "to conduct guidance and advice on safety and health education, risk factors, and evaluation and management of harmful factors to protect farmers' professional health and safety." The job model consisted of 4 tasks, 31 core tasks, and 67 detailed tasks. As a result of job demand analysis, there were 39 tasks in the 1st priority, 22 in the 2nd priority, and 6 in the 3rd priority. As a result of the IPA analysis, there were 13 'capacity development focused areas', 4 'capacity development effort areas', 11 'low priority areas', and 3 'continuous maintenance areas'.

IT 인적자원 역량 개발을 위한 교육체계 프레임워크 및 프로세스 도출에 관한 사례연구 (A Case Study on the Education Framework and Process for IT Human Resource Competency Development)

  • 정보기술(Information Technology)의 변화는 IT 인력에게 계속적인 역량개발을 요구하고 있다. 그로 인해 IT 인력의 역량개발이 기술의 변화를 따라가지 못한다면 IT 조직은 도태될 수밖에 없으며 업무를 수행함에 있어서도 여타 다른 인력에 비해 큰 지장을 받게 된다. 많은 기업들이 이런 이유로 IT조직을 별도로 관리하고 있으며, IT 직무체계를 기술기반에서 정립하여 관리하려고 시도하고 있다. IT 인력의 교육이 여타 다른 인력의 교육체계와 다른 특성을 보이고 있음에도 불구하고, IT 인력의 교육체계수립에 대해 이런 특성을 반영한 연구는 거의 이루어지지 않고 있다. 따라서 본 연구는 IT 인력의 교육체계를 수립하고 그 운영방안을 제도화하기 위한 프레임워크를 제시하고 그 프레임워크에 따르는 개별 프로세스를 제시하고, 그것을 사례 연구를 통하여 비교해 보고자 한다. 제시된 프레임워크와 프로세스의 특정은 IT 인력 교육의 특성을 고려하여 구성하였다. 본 연구는 최근 IT 인력 교육체계를 수립한 A사를 사례 기업으로 선정하여, 문헌연구를 통하여 도출된 프레임워크와 프로세스와 비교하였다. 이를 통하여 IT 인력의 교육을 위해서는 IT 직무체계의 합리적 수립이 필수적이며, 이를 위해 직무기술서가 IT 직무에 적합하게 구성될 필요가 있으며, IT 인력의 경력경로를 전문인력경로와 관리인력경로로 나누고 서로 다른 교육과정을 구성한다는 사실을 도출하였다. IT 교육훈련체계를 효과적으로 계속해서 운영하기 위해서 IT 인력 교육 담당자는 교육훈련대상자를 구별할 수 있어야 하고, IT 직무별 역량과 스킬을 잘 파악하고 있어야 하며, 기술적 지식을 가지고 항상 신기술 변화와 도입을 주시하고 있어야 한다.

직영 및 위탁 사업체 급식소 영양사 직무 명세 특성 분석 (Analysis on job specification characteristics of dietitians in self - operated vs. contracted employee foodservice)

  • The purpose of this study were to investigate the job analysis questionnaire was mailed to 250 dietitians who are members of The Korean dietetic association practice group in self-operated foodservices(hereafter group A)and 250 dietitians who are employed in contracted foodservice companies(hereafter group B). Completed questionnaires were received from 285 dietitians(121 in self-operated, 164 in contracted) ; a response rate of 57%. Statistical data analysis was completed using the SAS/win packages for descriptive analysis, t-test, $x^2$-test, The results of this study can be summarized as follows. 1. The dietetic training or internship experiences were significantly different between the two sample group(p<.001), but the perceptions of needs for training or internship were not different between and they thought one to six month training would be needed for the job. 2. The question about the time needed in order to perform an expert job was answered significantly differently(p<.001) 3. Group A usually took part in obligatory continuing education and short-term training courses, and group B usually took part in obligatory continuing education and on-the-job trainings, respectively. However both group perceived all three types of educations would be needed for performing the job better. 4. As for the physical demands of the job, a certain degree of accuracy and dexterity for physical tasks and equipment operations was needed for the job. Concerning the mental demands, they answered that their job needs considerable creativity and judgement for planning and performing their tasks was needed. 5. As for responsibilities, group B's responsibilities were heavier than group A’s(p<.001) and need for confidentiality was also greater for group B than for group A(p<.001). 6. As for the supervising role differences, group A rarely received supervision from others and they were given directions only in essential situations, whereas group B was usually supervised when planning and performing their job and tasks, showing significant difference in positions between the two sample groups(p<.001). But each group supervised co-workers and employees in their department. 7. With regard to personal contact, both groups frequently contacted people in their department and other departments at the company and sometimes people outside the company. 8. Concerning the work environment, there were some risks and discomforts in the physical environment and there was no significant difference between the two sample groups.

기록물관리전문요원의 직무만족과 조직몰입도 향상을 위한 교육프로그램 개발 (A Study on the Development of a Training Program for the Improvement of Job Satisfaction and Organizational Commitment for Records Managers and Archivists)

  • 본 연구는 기록물관리전문요원의 직무 만족과 조직몰입도 향상을 위한 교육프로그램 개발을 목적으로 국가기록원에서 실시하는 기록물관리전문요원을 위한 교육프로그램이 실제 전문요원의 직무 만족 및 조직 몰입에 미치는 영향에 대해 알아보기 위해 현직의 기록물관리전문요원을 대상으로 설문 조사를 실시하였다. 분석 결과와 기록물관리전문요원의 요구사항을 바탕으로 기록 관리에 관한 지식이나 기술의 충족과 더불어 직무 만족 및 조직 몰입을 향상시킬 수 있는 교육 프로그램을 제안하였다. 본 연구에서 제안한 국가기록원의 교육프로그램은 기록물관리전문요원의 직무 만족 및 조직 몰입을 향상시키면서 기록물관리전문요원에게 요구되는 전문 분야에 대해 보다 확장된 전문성을 획득할 수 있고, 변화하는 환경에 능동적으로 대처할 수 있는 역량을 강화할 수 있는 이점이 있다.

현장맞춤형 선박해양 교과과정 개선에 관한 연구 (A study on a Educational Curriculum in the Customized on-site Ship Building & Ocean Engineering)

  • In this paper, we present, based on a systematic job analysis, the definition, flowchart and description of Ship Building & Ocean Engineering Technician's job in Ship Building & Ocean Engineering Industry for developing an Ship Building & Ocean Engineering education and training program in the context of Korea situation. In addition, it is suggested that the courses be directed toward job site-centered reform through conducting job analysis with experts in the environmental industry. serving new courses demanded by industries in practice and providing training programs for industries.

대구지역 숙녀복업계 기업주가 요구하는 패션전문인 (The Fashion Professionals Required by the Ladies Apparel Manufacturers in Daegu)

  • This study performed a structural questionnaire survey and non-structural interview of the ladies apparel manufacturers in Daegu on the qualification for the employees, skills required for job performance, job training, automatic manufacturing systems, and the use of computer. The results are as follows. 1. Almost all of the apparel manufacturing systems were Pair System, except one Line System in one company. In terms of outsourcing, most of the manufacturers answered “yes,” and in 1998 the outsourcing process was sewing, but in the year 2002, outsourcing has been increased :12 manufacturers(57.1%) outsourcing most of the processes except patterning, 3(14.3%) outsourcing the finish of sewing. 2. The workforce of 1998 and that of 2002 shows a significant difference(P<. 01) between office work and management. The number of office workers has decreased from 15 down to 5.3 people. On the other hand, that of the management has slightly increased from 5.3 to 9.2 people. The number of the manual workers has decreased from 32.2 to 28.7 people. And the number of tailoring and patterning workers has slightly decreased, but the number has increased in sewing from 3.7 to 7.0 people. 3. The wage of an employee shows a significant difference between a sewing assistant(P<. 01) and a production manager(P<. 05), and the wage of a sewing assistant, in particular, has slightly raised from ₩905,000 to ₩1,054,000. 4. The qualifications required of employees are “cooperative human relations”(30.8%), “diligence,” and “ability for job analysis”(26.9%), and “positive thinking” (15.4%) in 1998, and “ability for job analysis”(38.5%), “cooperative human relations”(34.6%), and “positive thinking” (15.4%) in 2002. The areas for job openings are significantly different(P<. 01) depending on the year. Job openings in the design section has increased from 1(3.8%) to 16 manufacturers (61.5%), and decreased in tailoring section from 22(84.6%) to 2 manufacturers(7.7%). Job openings in the sewing section have increased form 2(7.7%) to 6 manufacturers (23.1%). In terms of sex of the employees, there is a significant difference(P<. 001). 19 companies(73.1%) wanted “male” in 1998, but 8 companies(30.8%) answered that they want “female” and 17 companies(65.4%) answered that “it does not matter.” About the educational background, there was a significant difference between the years. The number of the companies that want junior college graduates with an associate degree has increased(15 companies(57.7%). There was a significant difference(P<. 05) in major of the employee. The number of the companies that want fashion majors has increased from 5(19.2%) to 20(76.9%). 5. In terms of job skills required, there was no significant difference. In 1998, “production skills” (46.2%) and “ability for job analysis” (26.9%) were required, and in 2002, “ability for job analysis” (42.3%) and “emotional skills” (26.9%). 6. In regard to training for job skills, “fashion professional training” has slightly decreased from 65.4% in 1998 to 46.2% in 2002, however, “training for job analysis” has slightly increased from 30.8% in 1998 to 46.2% in 2002, which indicates the fact that “fashion professional training” and “ability for job analysis” have been emphasized. 7. The number of the manufacturers purchased apparel CAD has increased from 1(3.8%) to 3(11.5%), and the number of the manufacturers that have no plan for purchase has increased from 16(61.5%) in 1998 to 15(57.7%), still taking up a big proportion. 8. About the use of computers in manufacturing, there is a significant difference(P<. 05). The number of the manufacturers using computer has increased from 5(19.2%) to 15(57.7%) and that of the manufacturers which do not use computers has decreased from 17(57.7%) to 8(30.8%). 9. In the interviews with the owners of the manufacturers, they pointed that schools should give more weight on practical training courses, the invitation of experts in the specific field, complex production systems, training courses for sewing, field trip courses, and furthering specialty education, personality and vocational education.

지역산업맞춤형 일자리창출사업을 위한 패션 취·창업 교육훈련 사례연구 - 광주광역시 서구를 중심으로 - (A case study of the education and training for job creation based on the local fashion industry - In Seogu Gwangju central city -)

  • The aim of this study is develop a state-funded education and training curriculum to contribute to the development of the fashion industry infrastructure. This will be achieved based on the service sector by the competitive clothing sales personnel and fashion startups. The study was conducted using a qualitative research method. The participants were 20 representatives of fashion-related companies and employees from one traditional market and two fashion outlets in Seogu, Gwangju. Data was collected from September 2015 to January 2017 by demand surveys and in-depth interviews. These were conducted on the same day at each clothing store office. In addition, existing literature was also reviewed. The collected data were first summarized into 64 meaning units from which three themes were derived by arranging, classifying, and analyzing the data. The findings of the study are as follows. First, the education and training curriculum for fashion job creation is aimed at job-oriented field-types with the objective of cultivating professional skills for online to offline fashion professionals. Second, the curriculum for fashion advisors was developed to consisted of 8 courses of 150 hours, including job knowledge, a foreign language, fashion-specific knowledge, fashion marketing & VMD, store management know-how, clothing repair, field trip, and internship. Third, the curriculum for fashion entrepreneurs consisted of 8 courses of 106 hours, including entrepreneurship, fashion practice, startup, field trip, finance & taxation accounting, marketing, social enterprise course, and internship.

직무분석 활용, 일학습병행제가 기업성과에 미치는 영향 : 교육훈련 의무의 조절효과를 중심으로 (Use job analysis, The Effect of Participation of Work-based Parallelism System on the Performance of Firms : Focusing on the Moderating Effect of Education and Training Obligations)

  • 본 연구는 기업 내 단일한 인적자원개발제도 활용이 기업성과에 영향을 미치는지 인적자본기업패널(HCCP)자료를 이용하여 실증분석을 하였다. 직무분석 활용, 일학습병행제의 Log인당매출액에 대해 위계적 회귀분석 결과, 직무분석 활용은 $R^2=.294$, ${\beta}=.165$로 Log인당매출액에 정(+)의 영향을 미칠 수 있음을 확인하고 가설1은 지지되었다. 일학습병행제 참여는 $R^2=.283$, ${\beta}=-.129$로 Log인당매출액에 부(-)의 영향을 미치고 있어 가설 2는 기각되었다. 이는 66개의 부족한 자료에 기인하며, 새로 진입한 기업이 45개로 시간차가 필요한 것으로 판단하였다. 또한 직무분석 활용과 교육훈련 의무의 상호작용변수를 사용하여 교육훈련 의무의 조절효과를 확인하는 위계적 회귀분석을 하였다. 교육훈련을 의무적으로 이수한 기업일수록 직무분석 활용이 Log인당매출액에 부(-)적인 영향을 미칠 수 있음을 확인하였고, 가설 3은 기각되었다. 노동생산성이 증가할수록 기업들은 교육훈련에 오히려 투자하지 않으려는 이유 때문에 생산성효과가 유의하지 않다는 선행연구를 뒷받침하였다. 또한 교육훈련을 의무적으로 이수한 기업일수록 일학습병행제 참여는 Log인당매출액을 긍정(+)적으로 강화시킬 수 있음을 확인하였다. 따라서 가설 4는 지지되었다. 직무분석의 효과적인 면을 반영하기 위해서는 기업의 자발적 활성화를 전제해야 한다. 더불어 학벌, 성별, 종교, 국적 등 다양한 배경을 가진 능력중심의 인재들을 채용하고 직무분석중심의 교육훈련을 통해 인적자원개발에 투자한다면, 일학습병행제의 학습근로자 모집은 물론 기업 내 제도적 정착이 가능하여 성과창출에 기여할 수 있을 것이다.
