리더와 구성원의 리더십 이중주: 팀에서 리더의 변혁적 리더십과 구성원의 변혁적 리더십의 상호작용 (A Duet of Leadership by Leader and Member: The Synergy Effects of Leader Transformational Leadership and Transformational Leadership Shared by Members on Team Effectiveness)

  • The present study examines the effects of transformational leadership exercised by team leader and transformational leadership shared by team members on team creativity and team performance at the team level. A growing body on leadership research highlights the role of team leadership in work organizations. In team settings, studies have focused exclusively on individual leaders who occupy formal leadership positions and exercise vertical influence over team members. In contrast to this traditional approach, shared leadership highlights a horizontal influence process where leadership is collectively carried out by team members. In this shared form of leadership, members actively participate in the leadership process and horizontally influence other team members. This mutual influence among team members constitutes a critical condition for the success of team-based organizations. The ability of team members to work together as a team is the key to the overall functioning of the team organization. To verify the effect of two leadership styles, we analyze the effect of a leader's transformational leadership and members' shared transformational leadership on team creativity and team performance for the same team. This study also predicts that the transformational leadership shared by members will moderate the effects of leader transformational leadership on team performance and creativity. Our findings show that both leaderships have a positive effect on team performance. However, the main effect of a leader's transformational leadership on team creativity is not significant when members' transformational leadership is employed into the model. With the effect of leader transformational leadership controlled for, the main effects of the transformational leadership shared by members on team creativity and performance are significant. In addition, we also found the significant moderation effects of member transformational leadership by leader transformational leadership on team creativity. Based on these findings, we strongly recommend that team based organizations shift the leadership focus from the leader focused leadership model to the shared leadership model. We also discuss managerial implications of our findings in details.

건축공사 현장관리자의 의사결정 참여와 조직몰입의 관계 (Relationship between Managers' Decision-making Participation and Organization Commitment in Building Construction Project)

  • 건축프로젝트의 성과향상을 위해 현장관리자들이 조직에 최선을 다할 수 있도록 효과적으로 관리하는 것이 중요하다. 또한, 현장조직은 끊임없이 의사결정을 하므로 조직에서 의사결정이 적절하게 이루어지는지가 성과에 많은 영향을 미친다. 따라서 본 연구에서는 현장조직의 성과향상을 위해 현장관리자의 의사결정 참여와 조직몰입의 관계를 파악하는 것이 목적이다. 연구 결과 현장관리자들은 의사결정을 할 때 사람 중심보다는 업무 중심으로 하는 성향이 높은 것을 알 수 있었다. 또한, 의사결정 유형에 따라 정서적 몰입에 차이가 있으며, 의사결정 참여도와 조직몰입 간에 약한 상관관계가 있는 것을 알 수 있었다. 본 연구는 현장조직의 직무수행관리 능력을 높이는 데 도움을 줄 수 있을 것이다.

FACTOR ANALYSIS ON CONTRACTOR COMPETITION STRATEGY: A HONG KONG STUDY

  • The development of construction industry has led to the increase in the number of criteria imposed by project clients for selecting contractors. For example, clients often request tenderers to satisfy various conditions such as tight programme, financial strength, managerial ability, relevant work experiences, technical strength, high workmanship standard, safety requirement, quality specification, and yet others. This trend has attracted research interests of devising various methods for helping project clients to assess contractors' bids. For example, in recent development, the Works Bureau of the Hong Kong Government has introduced two mechanisms in tender evaluation for various public work contracts, namely, the Marking Scheme effective from June 2002 and the Formula Approach effective from November 2002 [1], [2]. These approaches evaluate a contractor's tender by considering collectively its tender price and performance attributes, the latter including contractor experience, past performance, technical resources and technical content of his proposal. The tender with the highest combined price and performance score (CPPS) will be normally recommended for acceptance. It appears, however, that there is little existing research in helping contractors to identify a competition strategy that enables the contractor to offer his most competitive bid collectively taking into account his resource capacities and project client's multiple performance criteria. This paper examines the factors affecting contractor's competition strategy to compete for works in Hong Kong. The understanding about the factors will contribute to identifying effective competition strategy. The data used for the analysis were collected from Hong Kong construction industry. The research findings may provide valuable references for investigating effective competition strategies in other construction industries outside the region.

  • Although many research efforts have been conducted to address the effect of crew members' work skills (e.g., technical and planning skills) on work performance (e.g., work duration and quality) in construction projects, the relationship between skill and performance has generated a great deal of controversy in the field of management (Inkpen and Crossan 1995). This controversy can lead to under- or over-estimations of the overall project schedule, and can make it difficult for project managers to implement appropriate managerial policies for enhancing project performance. To address this issue, the following aspects need to be considered: (a) work performances are determined not only by individual-level work skill but also by the group-level work skill affected by work team members, each member's role, and any working behavior pattern; (b) work planning has significant effects on to what extent work skill enhances performance; and (c) different types of activities in construction require different types of work, skill, and team composition. This research, therefore, develops a system dynamics (SD) model to analyze the effects of both individual-and group-level (i.e., multi-level) skill on performances by utilizing the advantages of SD in capturing a feedback process and state changes, especially in human factors (e.g., attitude, ability, and behavior). The model incorporates: (a) a multi-level skill evolution and relevant behavior development mechanism within a work group; (b) the interaction among work planning, a crew's skill-learning, skill manifestation, and performances; and (c) the different work characteristics of each activity. This model can be utilized to implement appropriate work planning (e.g., work scope and work schedule) and crew management policies (e.g., work team composition and decision of each worker's role) with an awareness of crew's skill and work performance. Understanding the different characteristics of each activity can also support project managers in applying strategic work planning and crew management for a corresponding activity, which may enhance each activity's performance, as well as the overall project performance.

모바일 기기 수용에 대한 심리적 요인에 대한 고찰: 중국 내 아이폰 선호를 중심으로 (An Investigation on the Impact of Psychological Factor on the Adoption of Mobile Device: Based on the Preferences of iPhone in China)

  • 아이폰의 판매는 중국 시장에서 특히 탁월한 실적을 보이고 있다. 본 논문에서는 체면민감성이 중국 대학생들의 아이폰 구매에 미치는 영향에 대해 고찰한다. 체면은 타인의식성, 자괴의식성, 사회격식성이라는 세 가지 세부개념으로 구성된다. 218명의 중국 대학생을 대상으로 설문 조사 하였다. 분석 결과, 타인의식성과 사회격식성이 아이폰 선호에 유의한 영향을 미치는 것으로 나타났고, 자괴의식성은 그렇지 않았다. 추가적으로 경제력과 브랜드 민감도라는 두 조절변수의 영향도 유의하게 나타났다. 체면 민감성 중 타인의식성과 사회격식성이 유의한 영향을 미친다는 것은 아이폰이 효용재일 뿐만 아니라 사치재로서의 역할을 하고 있음을 암시한다. 애플사뿐만 아니라 모바일 기기 관련 비즈니스에서는 중국시장을 공략할 때 이러한 관리적 함의를 참고할 수 있을 것이다.

병원의 임금체계 실태 - 부산시내 병원을 중심으로 - (Wage Structure in Hospitals)

  • This study was carried out to assess the current status of hospital wage structure and to find out the characteristics and problems in the current hospital wage structure. so as to provide empirical data for establishing a rational wage structure. The data were collected from administrative personnels in charge of wage management in 31 hospitals by using a structured questionnaire through direct visiting and mailing in Pusan Metropolitan City. The major findings in this study were as follows: First, the hospital wage structure applied differently to the basic wages between doctors and the other employees. The wage structure for doctors included performance rate of 51.6%, followed by a synthesis rate of 29.0%, while the wage for the other employees had the synthesis rate of 74.2%, followed by the seniority rate of 12.9%. Second, the wage consisted of a basic wage for 57.5%. the allowance for 21.1% and monthly installed bonus for 21.4%, and the basic wage comprised 68.3% of the total wage for doctors, as compared to 51.9% for nurses and medical technicians and 52.4% for administrative and managerial personnel. The annual rate of the bonus was average 460%, and 96.8% of the hospital did not consider personnel preformance appraisal when paying the bonus. Third, 80.6% of the hospitals applied the legal rate to the retirement allowance while 19.4% applying cumulative rates more than the legal rate, and all of university hospitals applied cumulative rates. Retirement reserves were practiced only in 54.9% of the hospitals. Forth, many hospitals seemed to be interested in applying graded wage system according to performance, by showing that 42.9% of the hospitals were planning to apply it in the future, despite only 9.7% practicing it. Fifth, the wage structure appeared to be complicated due to various kinds of allowances. The kind of the allowances varied among hospitals, ranging from 2 to 26 kinds, and increased as the size of hospital was larger. Sixth, the opinions leading to improve the basic wage structure favored the seniority rate for 51.6% either to maintain the present seniority rate(16.1%) or to apply the incentive pay in addition to the senior rate(35.5%). and also favored the performance rate for 35.5%, followed by the job rate for 12.9%. In conclusion, the current hospital wage structure seemed to be too complicated to reflect personal ability, contribution and performance and to become a big barrier to inducing worker's motivation and to strengthening in competitveness. Therefore it is suggested that the current wage structure should be revised to the one emphasizing on job and ability base with considering characteristics and situation of the hospital, rather than seniority factors.

경영자의 이익예측정보가 경영자 보상에 미치는 영향 -회계보수주의를 중심으로- (The Impacts of Managers' Earning Forecast Information on Manager Compensation. -Focused on Accounting Conservatism-)

  • 본 연구는 기업 회계의 보수주의 수준이 경영자 예측정보에 영향을 미치며, 이것이 경영자의 보상에는 어떠한 영향을 미치는지를 살펴보고자 한다. 본 연구 목적을 분석하기 위한 연구방법으로, 보수주의를 측정하기 위한 여러 국외 선행연구를 참고하였으며, 이익예측정보를 이익예측치 공시여부와 이익예측정확성으로 나누어 살펴보았다. 따라서, 경영자의 성향에 따라 달라질 수 있는 회계보수주의 정도가 경영자의 이익예측정보와 경영자 보상에 미치는 영향에 대한 가설을 설정하였다. 분석 결과, 보수적 성향의 경영자는 이익 예측 공시에 있어서도 보수적이며, 기업의 경영자가 보수성이 높은 경우에는, 보수성이 낮은 기업 경영자보다 이익 예측 공시를 함에 있어 더 자주, 더 정확하게 함으로써 그들의 능력을 보여주며, 이해관계자들의 예측 오류가 줄어들 수 있게 할 것이다. 따라서 기업이 보수적으로 회계처리를 할 때 경영자의 이익예측 또한 보수적으로 측정되며 이것은 경영자의 핵심적인 능력으로, 예측능력이 보상을 결정하는데 있어 중요한 역할을 할 것이라 기대된다. 또한 이해관계자들이 경영자 보상의 지급 근거와 형태를 파악하는데 유용한 정보를 제공할 것으로 기대해본다.

액셀러레이터 투자자와 창업자의 스타트업 투자결정요인 중요도 평가에 관한 연구 (A Study on Investment Decision Factors of Accelerator)

  • 액셀러레이터는 스타트업에게 창업지원시설, 자금, 사업화, 판로확보 등의 다양한 애로사항을 종합적으로 지원하는 민간투자기관이다. 액셀러레이터가 새로운 창업지원 모델로 투자자 역할 외에 집중적인 멘토링을 통해 스타트업의 사업능력 향상에 많은 기여를 하고 있다. 본 연구는 기존 선행연구들이 투자자관점의 투자결정요인에 치중한다는 점을 고려하여, 액셀러레이터 투자자 창업자 간의 스타트업 투자결정 요인에 대한 상대적 중용도를 AHP방법을 통해 비교 분석하였다. 그 결과, 액셀러레이터 투자자는 스타트업의 "경영자 특성"을 스타트업 창업자는 스타트업의 "시장 특성"을 상대적으로 가장 중요하게 평가하였다. 이러한 결과는 투자자 관점에서 스타트업의 성공이 창업자의 역량에 좌우한다는 경험적 판단에 기인한 것이며, 창업자는 투자자가 투자회수기간을 고려하여 스타트업의 시장성을 중요하게 평가한 것으로 보인다. 이러한 결과는 엔젤투자자, 벤처캐피탈의 투자결정요인에 대한 기존 연구결과와 유사하였다. 본 논문은 액셀러레이터가 성장가능성 높은 스타트업을 발굴하고 인큐베이팅과 투자에 더 많은 성과를 내기 위한 투자결정모형의 고도화에 기여할 수 있을 것이다.

브랜드명성수준에 따른 브랜드 스토리텔링의 효과 (The Effect of Brand Storytelling in Brand Reputation)

  • Purpose - Brands and products often play key roles in enabling consumers to experience a good attitude, resulting in mentally enacting a specific prototype and reliving the experience by retelling a specific story. Brand storytelling can function as an important tool for managing the brand. To successfully apply a firm's brand storytelling, it is important to prove the effectiveness of storytelling. Therefore, by utilizing the research of Escalas (1998) and Fog et al. (2005), a list of measurements for storytelling component quality (SCQ) was applied. In addition, customer attitudes toward brand storytelling were tested. In particular, if customers encounter a dynamic and interesting story, although the brand is not widely known, they can be in communion with the brand and establish an emotional connection (Hill, 2003). Thus, brand reputation was divided into two levels (high vs. low), and the difference in effectiveness between storytelling component quality and consumers' advertisement attitude, brand attitude, and purchasing intention was examined. Research design, data, and methodology - By using the measurement list used in Choi, Na, and Hwang (2013), 12 categories in the level of message quality, conflict quality, character quality, and plot quality were measured. In addition, categories of brand reputation, advertisement attitude, brand attitude, and purchasing intention were measured. The study was based on 181 final survey samples targeting undergraduate and graduate students in Gwangju Metropolitan City. Results - Consumer responses toward storytelling were researched in the context of brand characteristics or product attributes, such as brand reputation, differentiated from extant simple effects of storytelling. Some brands with high reputation enjoy a halo effect due to prior learning, while other brands with comparatively low reputation have trouble generating positive responses despite attempts to enhance the level of reputation or induce favorable attitudes. Although not all due to the component quality of storytelling, the case of brands with low reputation exerted more positive impact on consumer attitudes than did brands with high reputation. As mentioned earlier, consumer evaluation of the component quality of storytelling was categorized into advertising attitudes, brand attitudes, and purchase intention for this study; this provides managerial implications in other ways. The results imply that an effective application of storytelling could be an important emotional tool for the development of both brands with low brand awareness and of well-known brands. Finally, this study serves to increase consumers' understanding and ability in interpreting brand stories that marketers tell about themselves, as well as to highlight differential experiences with products by level of brand hierarchy. Conclusions - This research aimed to provide an objective guideline for storytelling component quality while considering brand awareness. Thus, brand reputation was considered for proving the baseline effectiveness of storytelling, and this study provided directions for strategic establishment of storytelling. Based on this, we conclude that in further studies, it will be necessary to systematically manage brand story by considering other situation variables and various story patterns, and studying their differences.

호텔기업 종사원의 변혁적 리더십이 직무만족과 조직 동일시에 미치는 영향에 관한 연구 (The Effects of Transformational Leadership on Employees Job Satisfaction & Organizational Identification in Korean Hotel Industry)

  • 본 연구는 변혁적 리더십의 구성요소들이 호텔 종사원의 직무만족과 조직동일시에 미치는 영향력을 분석하고 또한 인구통계학적 특성과 호텔이 가지고 있는 특징이 조절변수로서 변혁적 리더십에 어떠한 영향을 미치는지를 파악하여 우리나라 호텔산업의 경영자 및 호텔 종사원들에게 조금이나마 도움이 되고자 하였다. 본 연구의 주요 분석 결과로는 첫째, 변혁적 리더십부문과 호텔 종사원의 직무만족부문 요인분석결과 변혁적 리더십부문에서는 총 18개의 변수들이 배려형 리더십 요인과 비전형 리더십 요인의 2개의 요인으로 추출되었으며, 호텔 종사원의 직무만족부문에서는 총 31개의 변수들이 '후생복지정책과 근무환경요인'.'능력의 발휘와 직무안정성 요인','동료관계와 직무수행 요인','회사정책적 요인' 등의 4개 요인으로 추출되었다. 둘째, 호텔기업에서 상사의 변혁적 리더십유형은 종사원의 직무만족과 조직동일시에 유의적인 영향을 미치는 가에 대하여 단계별 회귀분석을 실시한 결과 변혁적 리더십유형 중 호텔 종사원의 직무만족에 유의한영향을 미치는 것으로 나타난 것은 '비전형 리더십'요인이었고, 조직동일시에 유의한 영향을 미치는 것으로 나타난 것은'비전형 리더십' 요인과 '배려형 리더십'요인 모두인 것으로 나타났다. 셋째, 변혁적 리더십유형과 인구통계학적 특성 및 인반적인 특성간 유의적인 차이를 알아보기 위하여 일원분산분석과 t-검증을 실시한 결과 소득수준과 현 직급, 근무년수, 호텔경영형태, 이직경험에서 통계적으로 유의적인 차이가 있는 것으로 나타났다.
