A Study on the Effect of Person-Job Fit and Organizational Justice Recognition on the Job Competency of Small and Medium Enterprises Workers (중소기업 종사자들의 직무 적합성과 조직 공정성 인식이 직무역량에 미치는 영향에 관한 연구)

  • Despite decades of work experience, workers at small- and medium-sized enterprises(SME) here have yet to make inroads into the self-employed sector that utilizes the job competency they have accumulated at work after retirement. Unlike large companies, SME do not have a proper system for improving the long-term job competency of their employees as they focus on their immediate performance. It is necessary to analyse the independent variables affecting the job competency of employees of SME to derive practical implications for the personnel of SME. In the preceding studies, there are independent variable analyses that affect job competency in specialized industries, such as health care, public officials and IT, but the analysis of workers at SME is insufficient. This study set the person-job fit and organizational justice based on the prior studies of the independent variables that affect the job competency of SME general workers as a dependent variable. The sub-variables of each variable derived knowledge, skills, experience, and desire for person-job fit, and distribution, procedural and deployment justice for organizational justice, respectively. The survey of employees of SME in Korea was conducted from February to March 2019 by Likert 5 scales, and the survey was retrieved from 323 people and analyzed in a demonstration using the SPSS and AMOS statistics package. Among the four sub-independent variables of person-job fit, knowledge, skills and experience were shown to have a significant impact on the job competency, and desire was not shown to be so. Among the three sub-independent variables of organizational justice, deployment justice has a significant impact on job competency, but distribution and procedural justices have not. Personnel managers of SME need to improve the job competency of their employees by appropriately utilizing independent variables such as knowledge, skills, experience and deployment at each stage, including recruitment, deployment, and promotion. Future job competency modeling studies are needed to overcome the limitations of this study, which fails to objectively measure job competency.

The Influence Factors and Effects of Self-leadership: Focusing on Members of the Hospitals (셀프리더십의 영향요인과 효과: 의료기관 조직구성원을 중심으로)

  • The purpose of this empirical study is to investigate the factors of self-leadership depending on individual characteristics, job characteristics, and qualities of leader-member exchange. Additionally, this study aims to discover the effect of self-leadership's outcome factors on organizational citizenship behavior and innovative activities. In order to verify research model and hypothesis, questionnaires were collected from department members working at general hospitals, hospitals, and clinics in metropolitan area of Seoul, which were 85 departments and 344 respondents. Collected data were analyzed with SPSS ver. 19.0 and Amos ver. 18.0 statistical package using Structural Equation Model. The results of the analysis showed that both individual characteristics and job characteristics have significant positive effect on self-leadership. Also, self-leadership had significant positive relationship on innovative action and organizational citizenship behavior. The implications of this study are as follow. First, this study empirically explained how self-leadership is applied in healthcare organizations. Second, it verified the relationship between causal factors and outcome factors of self-leadership. Also, prior researches of self-leadership have been conducted on business companies, but this study explored self-leadership at healthcare organizations, which increased external validity. Nowadays, many people are interested in the effect of leadership in order to overcome issues coming from enlarged organizations and to improve performance. Self-leadership will contribute to maximizing voluntary efforts of human resources and performance in a rapidly changing healthcare industry.

  • The purpose of this study is to identify Hierarchical Culture of construction enterprises, Empowerment, and Organizational Effectiveness through empirical research. To perform this study, we carried out a survey targeting executives of construction companies in Seoul, metropolitan area, and non-metropolitan area. For analyzing, SPSS Statistical Techniques, Reliability analysis, Factor analysis, Multiple Regression analysis were used. The results of the study are as follows. First, the Hierarchy of the Culture affects significantly positive (+) on Organizational Effectiveness. Second, Hierarchical Culture affects the significantly positive (+) to the Empowerment. Third, Hierarchies and Cultural Empowerment was found to significantly affect the positive (+) on Organizational Effectiveness. Based on the conclusions, Hierarchical Culture of the domestic construction industry has a significant impact on Self-determination and the goal of consciousness among employees. In addition, this is helpful in Job Performance and Organizational Commitment.

  • Currently, Many Cyber Security Centers(CSC) are established and being operated in our country. But, in the absence of indicators to evaluate activities of the Managed Security Service(MSS), We can't identify the CSC's level of overall job performance. Therefore, we can't derive strengths and weaknesses from the CSC. From these reasons, The purpose of this research is to develop an objective indicator to evaluate activities of the MSS. I studied both international and domestic Information Security Management System(ISMS) as related standards(ISO/IEC 27001, G-ISMS). Moreover, I analysed the NIST Computer Security Incident Handing Guide and the Incident Management Capability Metrics(IMCM) of Carnegie Mellon Software Engineering Institute(SEI). The implications for this analysis and domestic hands-on experience are reflected in the research. So I developed 10 evaluation domains and 62 detail evaluation items. This research will contribute to our understanding the level of the CSC's job performance.

A Study on Interdepartmental Organizational Effectiveness of Medium and Small Sized Hospitals (서울지역 중소병원의 부서간 조직효과성에 관한 연구)

  • The purpose of this study is aimed to grasp the factors, which may influence the harmonized organizational efficiency of the objects of hospital structure as well as its structural constituents of each departments of administration, nursing, and para-medical personnels, in order to provide basic data enable to contribute in the development of hospital. The survey data involved in the study was derived from 385 personnels working in 5 medium and small sized hospitals in Seoul area. The main finding of the study can be summarized as follows; 1. The organizational efficiency in accordance with the general characteristics of subjects in order of male, over 30 years of age, university graduates, long-term tenure and high position is higher, whereas, in as much as wage and well trained personnels in administration departments are higher, its organizational efficiency is higher in comparison with those of nursing and para-medical departments. 2. The organizational efficiency in accordance with satisfaction and the motive contributional factors is higher as much as the high satisfactory level in every departments in general. 3. The organizational efficiency in accordance with the factors of job characteristics is higher in as much as difficulty of the jobs is lesser, however there was not statically significance between administration and para-medical departments. In as much as the job circulation is intact, job standard level is higher and the more job responsibility the higher organizational efficiency, while the more workload and the more work feud resulted lower organizational efficiency. It was obvious that the higher professional expertise as well as the training and application level are improving the organizational efficiency. 4. The organizational efficiency in accordance with the factors of structural characteristics was higher in as much as the intercommunication was smooth and the structural formalization level are higher, however there was not statically significance between the participation level of decision making and the organizational efficiency. 5. In as much as higher educational level of over university graduates, management of organization and the job level are satisfied, the psychological motive contributional level is higher, while the lesser job difficulty, the smooth job performance, the higher level of professional expertise, the higher structural formalization level, the smooth intercommunication, have affected as major influence factors of the structural characteristics of organizational efficiency. 6. As the management of hospital organization, the job level and personal relation are satisfied or psychological motive is provided, especially when there are no difficult jobs or smooth job circulation and no job feud are prevailing, it was apparent that the organizational efficiency is improving accordingly. The nursing departments has high educational standard and is satisfied in the management and job level of hospital organization as there are no difficult jobs while the level of hospital's organizational formality is high and the intercommunication is smooth, which are improving the organizational efficiency. The para-medical departments is also satisfied the management and job level of hospital organization and it was apparent that the organizational efficiency is higher in as much as the level of job standardization is high and the intercommunication is smooth. As a result of this study, in order for improving the organizational efficiency of the medium and small sized hospitals, the management and job level as well as personal relation are preferably satisfied, whereas the level of job circulation, job responsibility, the expertise and formalization of organization, intercommunication and etc. should be satisfied, and, therefore, it is advisable to buildup discriminated organizational management and environment for different division on the basis above factors. Since this study is carried on several hospitals in Seoul area, there is a certain limit to generalize its result to all domestic hospitals, nevertheless the gallop poll was made by developing the questionnaires with reasonability and reliability. Especially, as the study was carried by analyzing the comparison of influence factors' difference of organizational efficiency in accordance with the divisional characteristics of the medium and small sized hospitals.

Empirical study on the influence of emotional leadership on business performance in the fashion industry - Focused on the moderating effects of organizational culture - (패션기업 CEO의 감성적 리더십이 기업성과에 미치는 영향 - 조직문화의 조절효과 연구 -)

  • The purpose of this study is to assess whether the emotional leadership of the CEO of a fashion company has a significant influence on corporate performance. In this study, a survey was conducten on employees of fashion companies from August 1 to 30, 2015, and 350 copies of questionnaires were collected and used for analysis. Factor analysis, reliability analysis, and regression analysis were employed to analyze the data using SPSS software (ver. 21.0). According to the study results, if a fashion company CEO has higher emotional leadership, it leads to an increase in the job satisfaction and performance of the staff members, and an improvement in new product performance thanks to more investment and development and an expanded R&D staff. Additionally, the higher emotional leadership of the CEO contributes to an increase in operating profits, sales, and market share. Therefore, the importance of organizational culture was confirmed by its regulation effect on the emotional leadership and management performance of a fashion company. According to the results of this study, the emotional leadership of a CEO plays an important role in improving the performance of a fashion company, and future studies are needed to identify how to enhance the corporate performance of a fashion company from various perspectives.

Wage Structure in Hospitals (병원의 임금체계 실태 - 부산시내 병원을 중심으로 -)

  • This study was carried out to assess the current status of hospital wage structure and to find out the characteristics and problems in the current hospital wage structure. so as to provide empirical data for establishing a rational wage structure. The data were collected from administrative personnels in charge of wage management in 31 hospitals by using a structured questionnaire through direct visiting and mailing in Pusan Metropolitan City. The major findings in this study were as follows: First, the hospital wage structure applied differently to the basic wages between doctors and the other employees. The wage structure for doctors included performance rate of 51.6%, followed by a synthesis rate of 29.0%, while the wage for the other employees had the synthesis rate of 74.2%, followed by the seniority rate of 12.9%. Second, the wage consisted of a basic wage for 57.5%. the allowance for 21.1% and monthly installed bonus for 21.4%, and the basic wage comprised 68.3% of the total wage for doctors, as compared to 51.9% for nurses and medical technicians and 52.4% for administrative and managerial personnel. The annual rate of the bonus was average 460%, and 96.8% of the hospital did not consider personnel preformance appraisal when paying the bonus. Third, 80.6% of the hospitals applied the legal rate to the retirement allowance while 19.4% applying cumulative rates more than the legal rate, and all of university hospitals applied cumulative rates. Retirement reserves were practiced only in 54.9% of the hospitals. Forth, many hospitals seemed to be interested in applying graded wage system according to performance, by showing that 42.9% of the hospitals were planning to apply it in the future, despite only 9.7% practicing it. Fifth, the wage structure appeared to be complicated due to various kinds of allowances. The kind of the allowances varied among hospitals, ranging from 2 to 26 kinds, and increased as the size of hospital was larger. Sixth, the opinions leading to improve the basic wage structure favored the seniority rate for 51.6% either to maintain the present seniority rate(16.1%) or to apply the incentive pay in addition to the senior rate(35.5%). and also favored the performance rate for 35.5%, followed by the job rate for 12.9%. In conclusion, the current hospital wage structure seemed to be too complicated to reflect personal ability, contribution and performance and to become a big barrier to inducing worker's motivation and to strengthening in competitveness. Therefore it is suggested that the current wage structure should be revised to the one emphasizing on job and ability base with considering characteristics and situation of the hospital, rather than seniority factors.

The Effect of Nursing performance, Job stress and Resilience on Nursing Performance of Nurses in General Hospital (종합병원 간호사의 감정노동, 직무스트레스 및 회복탄력성이 간호업무성과에 미치는 영향요인)

  • This study is a descriptive research to grasp the effects of nursing performance on emotional labor, job stress and resilience in general hospital nurses. Method: I surveyed them using a structured questionnaire for collecting data from Aug. 20, 2019 to Sep. 2, 2019. The collected data were analyzed by the frequency, the percentage, t-test, ANOVA, Scheffe's Test, Pearson's Correlation Coefficient, and Multiple Regression Analysis. Results: The factors affecting nursing performance of the subjects were resilience (β=0.58, p<.001), and current position is head nurse (β=0.21, p<.01), the number of working years at current working place (β=0.18, p<.05). The F statistics for the fit of the estimated regression model was very significant as 30.901(p<.001) and the explanatory power was 42.4%. Conclusion: The results of this study showed that resilience was the most influential factor to nursing performance of general hospital nurses, and the number of working years at current working place was the most influential factor to the performance of head nurses. Therefore, it is necessary to develop practical programs strengthening resilience of nurses for the improvement of nursing performance and to apply strategies on development.

  • Youth employment academy program focuses on resolving the job mismatch of youth unemployment through industry oriented human resource development for which company oriented capacity building program for graduate-to-be and graduate is supported. One of the major characteristics of this program is to use the M-to-M model with common skills for companies of same type of business. The operation organization in youth employment academy is supposed to be evaluated by the final employment rate after 1 year and 6 months since start of the program. So performance indicator for the operation organization was developed which means a kind of mid-term evaluation. In this research, the validity of the performance indicator is discussed. The correlations between the performance indicator and the performance evaluation, between the performance evaluation and the final employment rate, and between the performance indicator and the final employment rate are analyzed.

Remote Diagnosis of Hypertension through HTML-based Backward Inference

  • An expert system for the diagnosis and indication of hypertension is implemented through HTML-based backward inference. HTML-based backward inference is performed using the hypertext function of HTML, and many HTML files, which are hyperlinked to each other based on the backward rules, should be prepared beforehand. The development and maintenance of the HTML files are conducted automatically using the decision graph. Still, the drawing and input of the decision graph is a time consuming and tedious job if it is done manually. So, automatic generator of the decision graph for the diagnosis and indication of hypertension was implemented. The HTML-based backward inference ensures accessibility, multimedia facilities, fast response, stability, easiness, and platform independency of the expert system. So, this research reveals that HTML-based inference approach can be used for many Web-based intelligent site with fast and stable performance.
