기독병원과 일반병원의 조직문화 특성에 따른 조직성과 분석 (Analysis on Organization Performance Based on Hospital Culture)

  • Our study attempt is to see organizational performance according to the differences between types of hospital cultures. To determine theoretical relationship between the organizational culture and the performance, we select two hospitals in Pusan which are different in the purposes and shapes of establishment. We surveyed their members on a questionnaire based on the type of the organizational culture of the two institutions, analyzed, and review its organizational effectiveness. For the survey with questionnaires, which had been preliminary studied to raise its validity, question forms were distributed to 528 persons in April, 1999 based on the self-responses and recollected within 48 hours. The recollection rate was high(89.96%) and the quantity of questionnaires used for our final analysis was 430(81.44%). The Cronbach Coefficient Alpha of the questionnaires was 0.742. Regarding statistical techniques for analysis of the written materials, dispersion analysis(ANOVA) was adapted to test the organizational effectiveness of the two hospitals having the different organizational cultures, and Pearson Correlation was applied to determine correlations was among all variables. T-test was performed to test organizational effectiveness based on the differences in the extent of sharing the culture, organizational committment and work satisfaction between the two health institutions. From our analysis, we obtain the following conclusions. First, concerning with organizational culture of the two hospital, one of which is a christian hospital and the other is a private foundation hospital, the former is conservative and human-oriented but the latter focuses on renovation and accomplishment. Second, the private establishment has a relatively higher organizational effectiveness that the religious hospital as a result of analyzing the extent of sharing culture, organizational committment and work satisfaction. Third, it has been found that the correlations between the extent of the sharing culture and the organizational committment, the extent and work satisfaction, and the committment and the satisfaction are respectively positive influencing organizational effectiveness, especially work satisfaction. Fourth, cultural factors by which the christian hospital is affected more positively including human relations among its members, belief, its idea of establishment, tradition, work responsibility, power, and wage. On the other hand, factors such as director's leadership, personnel management, wage, hospital regulations and department managers' management ability have been seen as negative influences in order. And fifth, for the private foundation hospital human relations among its members, wages, work responsibility, director's leadership and department managers' management ability were positive in their sequence while wages, personnel management, hospital regulations, welfare and department managers' management ability were considered as negative influences in order. As these results of this study, the higher extent of sharing organizational culture, the more increasing in both organization committment and work satisfaction, the higher the effectiveness. Although it was somewhat difficult to generalize the results whose subjects were the two hospitals only, it was obvious that organizational culture was an important influential factor of organizational effectiveness. It is questionable that the extent of sharing organizational culture, organizational committment and work satisfaction as variables affecting the effectiveness have their validity, but this study has its significance in that it provided an approaching to evaluate the organizational culture of individual hospitals making allowances for such variables related to the general activities in its hospital. We hope the results of the study could be useful for the managerial strategies of the institutions.

일개 신설종합병원 구성원의 조직문화인식이 조직유효성에 미치는 영향 (The Effect of the Perception of Organizational Culture of Employees on Organizational Effectiveness in a Newly Established General Hospital)

  • Purposes: This study was to analyze the effects of organizational culture attributes on organizational effectiveness in newly established general hospital. Method: For this purpose, this study sampled 981 hospital employees working for E hospital opened on Apr. 1, 2019 in Seoul. A total of 981 questionnaires were distributed to them, and 888 ones responded to the survey, which had been conducted from Oct. 17, through Oct. 25, 2019. 793 responses were used for the final analysis. The data collected were processed using the SPSS 19.0K for descriptive statistics, T-test, ANOVA, Pearson's correlation coefficient and regression analysis. Findings: First, The type of organizational culture perceived most by hospital employees was 'hierarchy-oriented' (3.53) followed by 'relation-oriented'(3.33), 'task-oriented'(3.23), 'innovation-oriented'(3.19) and job satisfaction scored 3.13, organizational commitment scored 3.28 on their order. Second, 'Relation-oriented', 'task-oriented' and 'innovation-oriented' was positively correlated with job satisfaction and organizational commitment. hierarchy-oriented' was negatively correlated with job satisfaction and organizational commitment. Third, Factors that significantly influencing on organizational effectiveness in a newly established general hospital were as follows. Factors influencing job satisfaction included 'innovation-oriented', 'relation-oriented' and factors influencing organizational commitment included 'relation-oriented', 'innovation-oriented' and age. Practical Implications: In order to increase the organizational effectiveness of the E-General Hospital, it is necessary to gradually move from a hierarchica l-oriented culture to an innovation-oriented and relationship-oriented culture. Since age also affects organizational commitment, it is necessary to promote stability and growth by promoting the mentor-menti system for new members with a low level of experience and experience.

  • 4차 산업혁명시대의 도래로 인해 현대사회는 과거와 다르게 경제, 경영, 문화 등 다양한 요소들이 변화하고 있다. 그 중 경영적 측면에서 나타나는 주된 특징은 유형재화 중심에서 무형재화 중심으로 변화하는 것이며 이에 기업들은 새로운 경영방식 도입, 제조에서 서비스로의 전환, 기술의 확장 등 혁신을 추구하기 위해 노력 하고 있다. 하지만 변화하는 시대 지속적 가치창출을 위해 가장 중요성이 높아지고 있는 인적자원에 관해서는 아직까지 단순한 방식의 전환에 머무르고 있어 실질적인 혁신을 가능케 하는 노력이 부족한 실정이다. 이에 본 연구에서는 서비스경제시대 새로운 인재상에 대한 기업에서의 활용성을 검증하고자 인재요소에 대한 중요성을 인식하고 기존 도출 된 서비스경제시대에 변화된 인재상 요소들이 조직문화와 조직구조의 유형에 따라 어떠한 관계와 차이가 있는지를 연구하였다. 최근 연구에서 도출, 검증 된 서비스경제시대 인재상요소를 활용하여 구성원들의 생각과 행동에 영향을 주는 요소인 조직문화와 조직구조의 유형으로 나누어 관계를 검증하였으며 그 결과 조직문화와 조직유형별로 유의미한 인재상에 다소 차이가 있었으나 두 가지 요소를 결합하여 해석하였을 경우에는 새로운 인재상이 모두 유의미한 것으로 나타났으며 이는 서비스경제시대 인재상이 실제 기업에 적합하다는 것으로 해석될 수 있다. 다만 본 연구의 지표가 한정적 이었다는 한계를 극복하기 위해 향후 다양한 요인들이 고려 된 표본과 체계화 된 조직유형 및 업종별 산업별 분류를 통한 연구가 지속적으로 이어져야 할 필요가 있다.

병원종사자의 조직갈등 및 조직몰입에 영향을 미치는 요인에 관한 연구 (A study on the interrelation of influential factors in organizational conflict and organizational commitment)

  • The purpose of this study is to analyze the interrelation of influential factors in organizational conflict and organizational commitment. The data for this study were collected through a self-administered survey with a structured Questionnaire to 1,167 subjects from several nursing staff members, administration staff members and medical technicians of six hospitals. In this analysis frequency test, t-test, ANOVA, hierarchical multiple regression and structural equation model were used. The main findings of this study are as follows. 1. Factors which influence organizational conflict were analyzed. The type of occupation and the year of service were socio-demographic variables which influenced organizational conflict positively. Adjusted R square was 0.03. Perceptions on organizational structure and organizational culture were analyzed with two- level variables that were added. The findings were as follows. Adjusted R square increased to 0.25. The year of service, internal process culture and rational goal culture were positive variables. The design of organizational structure, human relations culture and open system culture were negative variables. 2. Variables which influence organizational commitment were analyzed. Age and the year of service were positive variables, while academic background based on high school education was a negative variable. Adjusted R square was 0.16. Perceptions on organizational structure and organizational culture were analyzed with two-level variables that were added. The findings were as follows. The characteristics of organizational structure, human relations culture and organizational culture were positive variables. Adjusted R square increased to 0.55. The variables of organizational conflict were added in 3 steps. Findings were as follows. The variables of hierarchical conflict showed negative influence and were included in two-level influential variables. Adjusted R square increased to 0.56. 3. Structural equation model was analyzed in order to examine the relation between organizational structure and the variables of organizational culture, organizational conflict and organizational commitment. Thirteen path coefficients out of seventeen path coefficients were significant. Age had negative influence on organizational conflict and positive influence on organizational commitment. The year of service had positive influence on organizational conflict and organizational commitment. The design of organizational structure, human relations culture and open system culture had negative influence on organizational. conflict. They had positive influence on organizational commitment. Internal process culture and rational goal culture had positive influence on organizational conflict. Organizational conflict had negative influence on organizational commitment. The squared multiple correlation of this model was 25.1% in organizational conflict and 52.7% in organizational commitment. The conclusion of this study is as follows. Factors in organizational structure and organizational culture, rather than socio-demographic factors, had a stronger influence on the organizational conflict and organizational commitment of hospitals. In order to decrease organizational conflict, to increase organizational commitment and to maximize the effectiveness of hospital management, it is necessary to understand the overall relation between organizational structure, organizational culture, organizational conflict and organizational commitment, with the effort of improving personalized factors and individual factors of organization management.

대학병원 간호사들의 조직문화 유형 인식 및 조직만족이 혁신행동에 미치는 영향 (Influence of Organizational Culture Type and Job Satisfaction on Nurses' Innovation Behavior in a University Hospital)

  • The purposes of this study were to describe the effects of perception of organizational culture type and job satisfaction on university hospital nurses' innovation behavior. A survey was conducted with 418 respondents working in a university hospital in Cheonan City. Organizational culture types (developmental, group, rational, hierarchical), job satisfaction and individual characteristics were surveyed. The relationships between each variable and the innovation behavior were analyzed by univariate analysis and the independent effects of these variables were examined with multiple regression. The mean score of general employees innovation behavior was 3.33 (p=.58) and that of managers was 3.53(p=.64). For general employees, there were statistically significant differences in innovation behavior according to education level. For managers, there were statistically significant differences in innovation behavior for education level, marital status and duration of work. On multiple regression analysis, the factors affecting innovation behavior of general employees were developmental culture( =.297, ${\beta}$ p<.01), group culture (${\beta}$=.184, p<.01) and job satisfaction(${\beta}$=.148, p<.05). And the factors affecting innovation behavior of managers were developmental culture(${\beta}$=.181, p<.01), rational culture(${\beta}$=.171, p<.01) and group culture(${\beta}$=.408, p<.01), In conclusion, the results of this study show that organizational culture and job satisfaction influence hospital nurses'innovation behavior.

중소 제조기업의 전략 유형에 따른 조직문화, 전략적 활동, 수출성과의 관계 비교 (A Comparative Study on the Relationship between Organizational Culture, Strategic Activities and Export Performance of Manufacturing SMEs based on the Type of Strategies)

  • 본 연구는 한국 중소 제조 기업을 대상으로 조직문화, 전략유형, 전략적 활동 그리고 수출성과의 관계를 실증 분석하였다. 주요 개념 사이에 경로모형을 설정하였으며, 전략유형의 조절효과 검증을 목적으로 집단 간 비교분석을 실행하였다. 기존 연구를 기반으로 잠재변인과 20개의 측정문항을 설정하였다. 조직문화는 혁신형과 시장형으로 나누었으며, 전략유형은 공격형과 방어형으로 구분하였다. 200개 기업을 대상으로 구조방정식 모형으로 실증분석을 진행하였다. 분석결과 조직문화, 고객관계구축, 제품품질활동, 수출성과 사이에 모두 긍정적 영향이 나타났다. 집단 간 비교분석 결과, 공격형 전략 집단에서 혁신형 문화가 고객관계 구축 활동과 제품 품질확보에 더 큰 영향을 주었다. 또한, 공격형 전략의 경우 고객관계 구축과 수출성과의 관계에서도 혁신형이 시장형보다 더 큰 영향을 주었다. 분석결과는 해외시장 진출 중소 제조 기업이 공격형 전략을 선택할 때 고객관계구축의 중요성을 시사한다.

조직관련상황에서 구성원이 느끼는 불안 정서의 유형과 특성에 관한 연구 (A Study on type and characteristics of organization-related negative affect.)

  • 본 연구에서는 조직상황에서 구성원이 느끼는 부정적 정서인 조직불안의 유형과 특성을 알아보기 위해 측정도구를 제작하고, 조직관련 부정적 정서가 직무만족이나 조직몰입과 같은 변인에 어떠한 영향을 미치는지 알아보기 위해 탐색적 연구를 수행하였다. 예비연구를 통해 관련 문항을 수집한 것을 전문가 평정을 통해 97개의 문항을 선정하였다. 선정된 97개의 문항을 직장인 435명을 대상으로 조사한 결과를 바탕으로 28개 문항으로 이루어진 예비 조직불안 척도를 제작하였다. 예비 조직불안척도를 566명의 직장인을 대상으로 조사한 결과, 최종적으로 20문항으로 이루어진 조직관련 불안척도를 구성하였다. 조직불안척도는 4가지 하위요인으로 구분되었는데, 그 요인들은 미래에 대한 불확실성 지각요인, 통제감 지각요인, 대인관계 불안요인, 대안에 대한 지각요인이다. 이 연구에서는 응답자 특성변인으로 남녀, 연령, 직종, 업종, 직위, 개인별 수입, 학력을 사용하였다. 연구결과 응답자 특성변인에 따라 조직불안이 차이를 보였다. 연령대별로는 40대, 직종별로는 생산직, 업종별로는 제조업, 직위가 낮을수록, 월수입이 400-500일 경우, 학력이 낮을수록 조직불안을 더 많이 경험하는 것으로 나타났다. 조직관련 불안정서와 직무만족, 조직몰입, 조직문화 생활만족도, 자기효능감, 사회적 지지간의 관계를 살펴본 결과, 조직관련 불안정서와 직무만족, 조직몰입은 부적인 관계를 보여주었고, 조직의 문화가 집단문화, 개발문화, 합리문화를 지향하고, 조직구성원의 생활만족도와 자기효능감이 높을수록, 사회적 지원을 많이 받을수록, 조직불안을 경험한다 하더라도 직무만족을 더 하는 것으로 나타났다. 조직불안이 조직몰입에 미치는 효과가 집단문화, 개발문화, 합리문화, 생활만족도 사회적 지지에 의해 부분 매개되었고, 자기효능감의 매개효과가 나타나지 않았다. 연구결과는 조직구성원들이 조직불안을 느끼고 있다 하더라도, 조직이 조직문화를 변화시키거나, 자기효능감을 높여주거나, 사회적 지지를 더 많이 해 줄 수 상황을 만들 수 있다면 직무만족과 조직몰입을 증가시키는 긍정적 효과를 가져올 수 있다는 점을 시사한다. 이러한 결과를 바탕으로 본 연구의 시사점과 제한점을 논의하였다.

조직문화가 의료사회사업서비스의 질에 미치는 영향에 관한 연구 (A study on the quality of medical social work influenced by organizational culture of hospital)

  • In this study, the impact of organizational culture on the quality of social work services in hospitals were empirically analysed. A mailed questionnaire survey was conducted between February 19 and April 10, 2001. A sample of total 70 hospitals, including general hospitals with one social worker at least and single-department hospital with two social workers or more, were identified nationwide through the registry of Korean Association of Medical Social Workers and Korean Association of Hospitals. According to coping strategy and reacting pattern with the environmental changes, four types of organizational culture in each hospital, classified as group culture, developmental culture, hierarchial culture, and rational culture, were adopted for the independent variables. Three dimensional aspects of quality of social work service - structure, process, and outcome were selected as dependent variables in this study. Also the quality of social work service was distributed into provider-perceiving quality and consumer-perceiving quality The major findings were as following in summary; First, most social workers reported that the characteristic of culture in their hospitals are group culture the first, hierarchial culture the second, developmental culture the third, and rational culture finally in order of comparing the level of quality perceived between social worker's recognition. Second, service provider and consumer, The provider-perceiving quality showed less score than that of consumer, especially the lowest was the score of quality of outcome perceived by provider. Third, according to the types of organizational culture, there were significantly different levels of quality in total social work services, structure dimension and process dimension. The quality of outcome dimension did not show significant differences among the type of organizational culture. Finally, the most influential variables to the quality of social work service ice proved departmental form of social work unit, leader of social work unit, and developmental culture of hospital To assure quality services, accordingly, social work unit in hospital is required to be organized as a single unit, that means to be an independent department of which qualified social worker is supposed to control the unit. It is strongly recommended to develop leadership for the leaders of social work unit.

장애인복지기관의 조직문화유형과 지역사회중심사회통합지향성에 관한 연구 : 시장지향성의 매개효과를 중심으로 (Organizational Culture and Community-Centered Social Inclusion Orientation Among Social Service Organizations for People with Disabilities: Focused on Market Orientation As a Mediator)

  • 본 연구는 장애인복지기관의 '조직문화'(합리문화, 개발문화, 집단문화, 위계문화)와 고객중심을 강조하는 '시장지향성', 그리고 조직성과지표로서의 '지역사회중심 사회통합지향성'(Community-Centered Social Inclusion Orientation [COSI])의 관계를 검증하기 위한 것이다. 이를 위해 COSI에 대한 4개 조직문화유형의 직접효과와 시장지향성을 매개로 한 간접효과를 설정한 연구 모형을 구성하여 이 모형 의 유용성을 경험적으로 규명하였다. 전국조사에서 얻어진 263개소 장애인복지기관의 응답내용이 구조방정식 모형을 통해 분석되었다. 분석결과, 시장지향성은 종속변수인 조직성과지표로서의 COSI에 유의한 영향을 주는 것으로 밝혀졌다. 조직문화와 관련해서는 개발문화와 위계문화적 속성이 종속변수에 직접효과를, 합리문화와 집단문화적 속성은 시장지향성을 통하여 간접효과를 가지는 것으로 나타났다. 획일적 조직문화 유형보다는 각 문화유형의 균형적 발달이 중요함을 시사하며, 조직성과를 위해 고객중심 그리고 부서 간 협력을 강조하는 시장지향성의 강화가 필요함을 확인할 수 있다.

  • 본 연구는 군 조직에서 변혁적 리더십, 감성리더십, 서번트 리더십이 부대유형별 특수부대, 상비부대, 향토·동원부대, GOP·해안 독립부대, 교육기관·훈련소 부대가 조직효과성(직무만족, 조직몰입, 조직시민행동)에 얼마나 영향이 있는가와 그 성과를 향상시키는 요인이 무엇인가를 규명하는데 연구의 주안을 두었다. 따라서 본 연구목적을 달성하기 위해 본 논문에서는 문헌연구와 실증연구 두 가지 연구를 활용하고자 한다. 문헌연구를 통해 연구모형 설계에 필또한, 지금까지의 주요 리더십 이론에 대한 비판적 고찰과, 신세대 장병에 대한 이해, 새로운 리더십 이론이 등장하게 된 배경과 특징 및 변혁적 리더십과 감성리더십, 서번트 리더십 이론의 주요내용(개념, 구성요인, 측정자료)과 조절변수에서 조직효과성에 대한 이론적인 고찰을 통해 실증분석을 위한 연구모형을 설정하고 가설을 검정한다. 실증연구는 변혁적 리더십과 감성리더십, 서번트 리더십이 부대유형과 조직효과성에 미치는 영향과 부대유형이 리더십 유형과 조직효과성을 조절하는지를 실증적으로 분석하는데 목적을 두고 있다.
