An analysis of structural relationships among leaders'communication pattern, followers' trust in leader, organizational commitment, and innovative behavior (리더의 의사소통 유형, 상사 신뢰, 조직몰입, 혁신행동 간의 구조적 관계 분석)

  • This study analyzes the structural relationships among communication pattern of leader, followers' trust in leader, organizational commitment and innovative behavior. In order to analyze hypotheses, the survey was collected by distributing questionnaire to 250 workers in small and medium-sized companies. As a result, total 213 workers participated in the survey and their rates were included for the test process. The collected data analyzed structural equation modeling, a statistical program. The results of this study are as follows; First, supportive and reflective communication pattern of leader have meaningful positive influences on followers'trust in leader. Directive communication pattern of leader, by contrast, is negatively related to followers'trust in leader. Second, followers'trust in leader has a positive impact on organizational commitment. Third, organizational commitment has a positive effect on followers'innovative behavior. Based on these results, it can be said that followers'trust in leader is more important for boosting organizational commitment and innovative behavior because it has a positive effect on organizational commitment with supportive or reflective communication behavior of leader. Therefore, this study proposes practical benefits to leaders regarding how to display communication process and trust quality more effectively. Future studies are required to investigate the research agendas on the issues between communication patterns and innovative behavior.

The Effect of the Corporate Employee's Perception of Organizational Justice on Psychological Capital, Occupational Satisfaction, and Organizational Commitment : Mainly on the Workers in Construction and Manufacturing Firms (기업 종사자들의 공정성 지각이 심리자본과 직무만족을 통해 조직몰입에 미치는 영향 : 건설업·제조업 종사자를 중심으로)

  • With research findings that the righteous and advanced society relies on the microscopic personal experience related to the justice as well as the perilous reality of 70% of corporate employees in all industrial environment, this study samples employees in the manufacturing and construction industry, both of which take up 40% of all industries, to look into how the awareness of the justice within their organizations influences the organizational commitment through psychological capital and occupational satisfaction; and to understand the beginnings for the macroscopic change. As a result of verifying the interrelationship between the justice and psychological factors, distributive justice and interactive justice are in a positive relationship with the psychological capital while procedural justice shows no influence; the procedural justice and interactive justice are positive with the occupational satisfaction whereas the distributive justice shows no influence. Also psychological capital appears positive with the occupational satisfaction and organizational commitment while occupational satisfaction is positively related to the organizational commitment.

The influences of organizational conflict and job satisfaction on the turnover intention of dental technicians (치과기공사의 조직 내 갈등 및 직무 만족이 이직 의도에 미치는 영향)

  • Purpose: This study aimed at exploring the impacts of organizational conflict and job satisfaction on the turnover intention among dental technicians. Methods: This study utilized a descriptive research design. A structured questionnaire was administered to 159 dental technicians. Of the collected questionnaires, data from 127 valid questionnaires were analyzed using t-tests, analysis of variance, Pearson's correlation coefficient, and hierarchical multiple regression using the IBM SPSS 20.0 statistical package. Results: A positive correlation was identified between organizational conflict and turnover intention (r=0.46, p<0.001); however, a negative correlation was shown between job satisfaction and turnover intention (r=-0.50, p<0.001). A hierarchical multiple-regression model was employed to analyze working hours, unfair treatment from dentists and dental hygienists, organizational conflict, and job satisfaction, which contributed to providing an explanation to 39% of the turnover intention of dental technicians (F=14.16, p<0.001). Furthermore, organizational conflict (β=0.32, p<0.001), job satisfaction (β=-0.31, p=0.003), and working hours (β=0.21, p=0.010) were all shown to affect turnover intention. Conclusion: The impact of the negative consequences of organizational conflict and working hours on the turnover intention should be considered within core strategies for increasing the turnover periods for dental technicians.

Influence of Nurse Managers' Authentic Leadership on Nurses' Organizational Commitment and Job Satisfaction: Focused on the Mediating Effects of Empowerment (간호사가 인식한 간호관리자의 진정성 리더십이 조직몰입 및 직무만족에 미치는 영향: 임파워먼트의 매개효과를 중심으로)

  • Purpose: The aim of this study was to examine the mediating effect of empowerment in the relationship of nurse managers' authentic leadership, with nurses' organizational commitment and job satisfaction. Methods: The participants in this study were 273 registered nurses working in five University hospitals located in Seoul and Gyeonggi Province. The measurements included the Authentic Leadership Questionnaire, Condition of Work Effectiveness Questionnaire-II, Organizational Commitment Questionnaire and Korea-Minnesota Satisfaction Questionnaire. Data were analyzed using t-test, ANOVA, $Scheff{\acute{e}}$ test, Pearson correlation coefficients, simple and multiple regression techniques with the SPSS 18.0 program. Mediation analysis was performed according to the Baron and Kenny method and Sobel test. Results: There were significant correlations among authentic leadership, empowerment, organizational commitment and job satisfaction. Empowerment showed perfect mediating effects in the relationship between authentic leadership and organizational commitment. It had partial mediating effects in the relationship between authentic leadership and job satisfaction. Conclusion: In this study, nurse managers' authentic leadership had significant influences on nurses organizational commitment and job satisfaction via empowerment. Therefore, to enhance nurses' organizational commitment and job satisfaction, it is necessary to build effective strategies to enhance nurse manager's authentic leadership and to develop empowering education programs for nurses.

The Effect of Leadership and Organizational Culture on Organizational Effectiveness : A Dental Clinics-Based Study (의료기관에서 리더십과 조직문화가 조직유효성에 미치는 영향에 관한 연구 -치과의원 중심으로-)

  • This study aims to explore how the transformational leadership (consisting of three factors"charisma, individualized consideration, and intellectual stimulation) and the organizational culture (typified by developmental, rational, consensual, and hierarchical culture) are related to the organizational effectiveness (consisting of job satisfaction, organizational commitment, and intention to leave a job) of dental clinics. We found the following empirical results through a survey of 378 persons who work in dental clinics. Firstly, the respondents acknowledged charismatic leadership as the typical type of leadership ; as for organizational culture, a culture of consensus is recognized as the representative type. Secondly, transformational leadership has different effects according to the type of organizational culture: a positive influence in developmental and rational cultures, but a negative influence in consensual and hierarchical cultures. Thirdly, developmental culture has proven to be the most suitable for increasing job satisfaction and organizational commitment. The developmental, rational, and consensual cultures have all contributed to reducing intention to leave among clinic staff, whereas in the hierarchical culture, intention has been elevated. Fourthly, transformational leadership has a positive effect on the job satisfaction and organizational commitment; the intent to leave has been lessened under individualized consideration and charismatic leadership, but has been increased under leadership of intellectual stimulation. Fifthly, it is consideration and charisma that help to increase organizational effectiveness. These influences will become more effective through a developmental culture. Based on the above empirical results, we propose practical measures to improve the organizational effectiveness of clinics, in particular dental clinics. In order to build developmental culture, the doctor (manager) should produce an atmosphere in the clinic in which staff members are able to create and jointly own ideas and then promote awareness of staff participation. Additionally, in order to bring leadership of charisma and consideration into full play, the doctor should shape a relationship of mutual trust mainly by recognizing and praising the work of clinic staff. Finally, the doctor needs to acknowledge that organizational effectiveness can be significantly improved by increasing the transparency of the business.

Recall and Development of Organizational Strategy for Script-Based Category Typicality in Preschool Children (스크립트적 범주전형성에 따른 학령전 아동의 회상수행과 조직화 책략 발달)

  • The purpose of this study was to examine developmental trends in script-based organization strategy and relative influences of age, use of organizational strategy and category typicality of lists on children's recall. The subjects were 120 infant children, -40 four years old, 40 five years old, 40 six years old. All subjects were received 1 of 2 slot-filler lists of items differing in category representativness. Data were analysed by two-way Anova, Duncan's post-hoc test and Multiple Regression analysis. The major findings were as follows. 1. Recall and use of organizational strategy were increased with age. 2. At each age level, children showed high level of recall and organization strategy for category typical than category atypical. 3. Children's age, use of organizational strategy and category typicality of list significantly predicted children's recall. 42% of the variance of children's recall was explained by three variables. The relative influence of age to the prediction of children's recall was the strongest.

  • Government intervention, industry cooperation, new vendors, and foreign competition are all factors that exert a powerful influence on the information technology, marketplace, and on the individual IS organization. When these influences need to change an organization, it is likely the culture or identity of the organization will be targeted for change. Because an organization is also composed of cognitive frameworks, there is an implication that the existing cognitive structures are in jeopardy. Thus, the cognitive component is important in how all members of organizations react and respond to change. This paper defines cognitive process and its related research history, introduces organizational change matters, tries to solve conflicts in organizational changes, and applies this topic to the information systems field.

  • Software Process Improvement(SPI) becomes an important issue at software quality. A research model is suggested on the basis of previous literature. The model includes success factors for SPI as independent variables and CMM levels as mediating variables, and defines organizational performance as dependent variables. This study basically investigates causational relationships among SPI success factors, CMM levels, and organizational performance through a structured equation model. A LISREL v8.72 for windows is used for statistical analysis. Even through success factors for SPI partially influences the CMM level, the CMM level is fully related to the level of organizational performance. The results show that the success factor for SPI in Korean companies are not equal to the factors abroad, but indicate that the CMM level is closely related to the organizational performance. These results will be helpful to academicians as well as to practitioners.

  • Since IMF system was introduced once, downsizing has been usual phenomenon in business sphere. Downsizing influences the unemployed, and also the survivors such as in job stress, communication bias, lower organizational commitment and so on. This paper reviewed the relationship between organizational commitment and service quality, and the moderating effect of sex in hotel. Based on the responses from 494 hotel employees, the results of multiple regressional analysis showed that affective OC and normative OC have affirmative effects on service quality. The results of moderating analysis showed that continuance OC has an affirmative interactive-effect on responsiveness, assurance, and empathy with gender, and affective OC an negative interactive-effect on assurance.

  • The purpose of this study is to investigate the influence of perceived job insecurity, organizational commitment, and social climate on safety behavior and accidents. The research on this subject was conducted in the Korean National Railroad. The cross-level model was hypothesized to study causal relations among these variables. The cross level model combines individual level approach with group level approach. In this model supervisors(group level) affect organizational commitment(individual level) and at the same time safety climate(group level) influences safety behavior(individual level) positively. Traditionally operators have been blamed as accident causer. This study, however, shows that organizational and systematic factors are as much critical factors determining safety behavior and accidents.
