국제기업의 리더십 유형과 조직유효성에 국가문화특성이 미치는 영향에 대한 분석 (Analysis on the Effects of National culture to International firm's Leadership styles and organizational Performance)

  • 본 연구의 목적은 거래적/변혁적 리더십이 직무만족과 조직몰입에 미치는 영향을 분석함에 있어서 국가문화의 조절효과를 밝혀내는 것이다. 이를 분석하기 위해, 국제경영을 수행하고 있는 해외진출기업과 국내진출 외국기업을 대상으로 설문조사를 실시하였다. 연구결과는 다음과 같다. 첫째, 거래적/변혁적 리더십이 직무만족과 조직몰입에 미치는 영향은 변혁적 리더십이 거래적 리더십보다 더 높은 것으로 나타났다. 둘째, 거래적/변혁적 리더십이 직무만족과 조직몰입에 미치는 국가문화의 조절효과는 남성주의문화성향을 제외한 집단주의, 권력간격, 불활실회피 문화의 조절효과는 변혁적 리더십에 통계적으로 유의한 정(+)의 효과를 보여주었다. 또한 국가문화 단독요인의 경우 유의한 결과를 보여주지 못한 반면 리더십과 문화요인과의 상호작용의 경우 유의한 결과를 나타내고 있다는 점은 해외진출기업이 진출국가의 문화 환경을 고려한 리더십을 선택함으로 보다 나은 조직성과를 달성할 수 있게 할 수 있다는 점에서 매우 의미 있는 시사점을 제공해 줄 수 있을 것이다.

한국 수출제조기업의 리더십 스타일이 정서분위기와 조직성과에 미치는 영향 (Influence of Leadership Style on Affect Climate and Organizational Performance in Korean Export Manufacturing Enterprises)

  • This study incorporates the structural relationships between leadership styles (LS), affect climate (AC), and organizational performance (OP) in Korean export manufacturing companies with three or more overseas subsidiaries. A theoretical model is suggested with the following empirical results. First, the positive effect of engaging leadership (EL) on organizational citizenship behavior (OCB), as well as of engaging leadership, involving leadership (IL), and goal-oriented leadership (GL) on team performance (TP), proved to be significant. Second, both engaging leadership and goal-oriented leadership have significant positive effects on optimism, while involving leadership has significant negative effects on pessimism. Third, only optimism has a positive (+) effect on OCB and TP. The mediating effects were proved to be significant in two paths: one in EL->optimism->OCB and the other in EL->optimism->TP. Finally, in responding to rapid changes in the external environment of exporting companies, the engaging leadership is a key source of organizational performance by forming a favorable affect climate. Therefore, top management should recognize the role of team leaders and strengthen their leadership training. In addition, it was confirmed that leaders with emotional intelligence that can respond to the affects of members play a more important role in forming an optimistic climate in Korea export manufacturing enterprises with foreign subsidiaries.

Leadership as a Driver of Employees' Innovation Performance: The Mediating Effect of Cultural Diversity in UAE Universities

  • The aim of this research was to look into the relationship between leadership; transformational leadership, transactional leadership, and employee innovation, as well as the mediating impact of cultural diversity between leadership and employee innovation. Structured questionnaire was used to collect the data from 633 public and private universities' employees in the United Arab Emirates (UAE) with the help of the stratified sampling technique, and hypothesis verified through structural equations modelling (AMOS-21). Findings of the study shows that leadership has positive impact on employee innovation and cultural diversity partially mediates the relationship between leadership and innovative performance of UAE universities' employees. Practical implication of the study is to understand how universities can enhance their employees' innovation which is crucial for their competitiveness and survival. Moreover, the increasing prevalence of cultural diversity, as work arrangements in universities, raises the question of how to successfully manage employees. Although few studies have looked into how transformational and transactional leadership styles affect employees' innovation performance, this study expands on the topic by concentrating on sub-dimensions of leadership that foster innovation through idea generation and execution at the United Arab Emirates universities. This study offers valuable insights for educational leaders and throws light on the main characteristics of leadership which helps the employees to perform better in terms of innovation.

리더와 구성원의 리더십 이중주: 팀에서 리더의 변혁적 리더십과 구성원의 변혁적 리더십의 상호작용 (A Duet of Leadership by Leader and Member: The Synergy Effects of Leader Transformational Leadership and Transformational Leadership Shared by Members on Team Effectiveness)

  • The present study examines the effects of transformational leadership exercised by team leader and transformational leadership shared by team members on team creativity and team performance at the team level. A growing body on leadership research highlights the role of team leadership in work organizations. In team settings, studies have focused exclusively on individual leaders who occupy formal leadership positions and exercise vertical influence over team members. In contrast to this traditional approach, shared leadership highlights a horizontal influence process where leadership is collectively carried out by team members. In this shared form of leadership, members actively participate in the leadership process and horizontally influence other team members. This mutual influence among team members constitutes a critical condition for the success of team-based organizations. The ability of team members to work together as a team is the key to the overall functioning of the team organization. To verify the effect of two leadership styles, we analyze the effect of a leader's transformational leadership and members' shared transformational leadership on team creativity and team performance for the same team. This study also predicts that the transformational leadership shared by members will moderate the effects of leader transformational leadership on team performance and creativity. Our findings show that both leaderships have a positive effect on team performance. However, the main effect of a leader's transformational leadership on team creativity is not significant when members' transformational leadership is employed into the model. With the effect of leader transformational leadership controlled for, the main effects of the transformational leadership shared by members on team creativity and performance are significant. In addition, we also found the significant moderation effects of member transformational leadership by leader transformational leadership on team creativity. Based on these findings, we strongly recommend that team based organizations shift the leadership focus from the leader focused leadership model to the shared leadership model. We also discuss managerial implications of our findings in details.

The Effect of Inclusive Leadership on the Work Engagement: An Empirical Study from Turkey

  • Motivating employee work engagement, which has emerged as one of the most significant drivers of high performance and achievement in today's dynamic environment, has become essential in gaining a sustainable competitive advantage. As widely known, leadership is a primary factor affecting work engagement. This is also directly related to a specific style of leadership exercised. Leadership styles affect the work engagement levels of the employees. The distracting nature of leadership type can have adverse impacts on individuals' behaviors. To provide a comprehensive understanding of the phenomenon, this article draws on social interaction theory and social exchange theory to investigate the potential effects of inclusive leadership on work engagement within the workplace, and the mediating role of psychological safety on the relationship between inclusive leadership and the work engagement. Here, psychological safety is needed by employees to avoid and manage negative feelings. SPSS and AMOS software was applied to survey data obtained from (n = 373) employees. Results revealed that inclusive leadership is a strong predictor for work engagement, and psychological safety partially mediates the link between inclusive leadership and work engagement. Implications for theory and practice alongside limitations are discussed.

  • 지금까지 수많은 리더십들이 행동적 특성이나 스킬에만 중심을 맞추고 있었다면, 진성리더십은 리더십의 품성과 관련되는 본질에 그 초점을 맞추고 있다. 본 연구는 조직사명의 달성을 위하여 기업조직을 이끄는 주체인 진성리더십이 조직의 영향력에 미치는 영향들에 대하여 분석하고자 한다. 연구의 방법으로는 연구모형의 도출 후 진성리더십과 직무만족, 조직몰입간의 영향관계를 살펴보기 위하여 빈도분석, 타당성, 신뢰성 분석이후 회귀분석을 통해 진성리더십이 조직몰입, 직무만족에 어떠한 영향을 미치는 지를 살펴보았다. 분석 결과 리더십이 조직 몰입, 직무만족에 긍정적 영향을 미치는 것으로 나타났다.

남성리더십과 여성리더십 스타일과 리더십 효율성에 관한 연구 (A Study on the Leadership Styles of Women and Men in Leadership Effectiveness)

  • 최근 여성리더십 연구의 필요성이 증대되고 있는 시점에서 부하들이 상사인 남녀리더에 대하여 어떻게 지각하고 있는 지 파악함으로써, 남녀 리더의 평가를 알아본다. 한편 평가하는 부하가 인식하는 리더십 스타일에 리더에 대한 평가가 어떻게 달라지는 지 규명해볼 것이다. 그러므로 본 연구는 남성리더와 여성리더의 리더십 스타일에 차이가 있는지, 남녀 리더십 행동 및 효율성에 차이가 있는 지를 비교한 연구라 할 수 있다. 분석결과를 보면 리더십 스타일에서 변혁적 리더십은 남성리더보다 여성리더가 더 높다고 평가되었다. 과제지향적 리더십과 거래적 리더십은 남성리더가 여성리더 보다 높게 평가되었다. 관계지향적 리더십의 남녀가 차이는 유의미하지 못했다. 남성리더와 여성리더에 대한 평가가 조사대상자의 성별에 따라 달라지는지를 알아보기 위한 분석에서 남성리더에 대한 남녀부하의 평가를 비교한 결과, 남성부하나 여성부하 모두 과제지향적, 거래적 리더십을 여성리더보다 남성리더 쪽에 높게 평가한 반면, 여성 부하들의 경우 여성리더가 남성리더에 비해 관계지향적 리더십과 변혁적 리더십을 더 높게 평가하였다. 리더십 효율성에 있어서는 남성리더와 여성리더 간의 경우 의사결정업무, 대인관계업무, 관계조정업무, 부하상담업무에서 남녀 간 차이가 없는 것으로 나타났다. 따라서 남녀부하의 남녀리더십에 대한 리더십 스타일과 리더십 효율성에는 부분적인 차이가 존재하는 것으로 결론내릴 수 있다.

  • 본 연구는 중소기업의 관리자의 리더십 유형과 조직동일시을 이해하는 것을 목적으로 한다. 본 연구의 목적은 중소기업의 관리자 리더십과 조직동일시가 직무만족에 미치는 영향력과 조직신뢰의 매개효과를 분석하였다. 분석 자료는 중소기업 직원을 대상으로 하였으며, 수집된 자료는 다중회귀분석을 이용하여 분석하였다. 그 결과는 다음과 같다. 리더십 유형 중 변혁적 리더십과 거래적 리더십은 직무만족도에 유의미한 정(+)의 영향을 미쳤으며, 조직동일시는 직무만족도에 유의미한 정(+)의 영향을 미쳤다. 중소기업의 조직신뢰에 대한 매개효과는 변혁적 리더십→조직신뢰→직무만족도, 거래적 리더십→조직신뢰→직무만족도, 조직동일시→조직신뢰→직무만족도와의 관계에서 유의미한 영향을 미치는 것으로 나타났다. 본 연구결과를 통해서 중소기업 관리자의 리더십과 조직의 역할의 중요성을 알 수 있었다. 또한 중소기업은 조직비전을 통해서 조직구성원들에게 조직에 대한 긍정적인 이미지를 심어주는 전략이 필요하다.

Moderating Effects of Situational Factors on the Relationship between Leadership and Organizational Citizenship Behavior

  • Although the study of OCB has increased greatly in recent years, a little works have focused on the relationship between leadership and extrarole behavior, and the moderating effects of the situational factors on the relationship between two factors. For the analytical purpose of this article, Fisher's Z-transformation and SGC(split groups correlations) methods were introduced. Generally 2 leadership styles are found to have influenced on altruism and conscientiousness respectively. Out of 36 cases, only 2 cases were significant in moderating effects. Based on empirical results, there is no moderating effects in conscientiousness. But altruism is found to be more closely related with employee-centered leadership in low centralized group than in high centralized group, and more closely related with job-centered leadership in low growth-needs group than in high growth-needs group.

  • Purpose : This study attempted to find out the relationship between leadership style, knowledge transfer in nursing officers' job, considering the task characteristics. Methods : The data were collected from the military hospital during November 1st to November 17th, 2008 using a structured questionnaire and analyzed with the statistical method of frequency, correlation, and regression analysis, in SPSS 12.0 program package. Results/Conclusion : The results of empirical analysis shows that the levels of job tension and job focused task domain affect the job characteristics of the nursing officers' organization. The job characteristics have a moderating effect on the relationship between leadership style and knowledge transfer. The research is very useful in finding out the job characteristics which well depict military nursing organizations. This research suggests that a desirable leadership styles affect the knowledge transfer in the job characteristics type.
