금융시장에서 영업사원의 지각된 평가 공정성과 직무성과 간의 구조적 관계 (Structural Relationship between Salesperson's Perceived Evaluation Fairness and Job Performance in the Financial Market)

  • Purpose - Salesperson perceptions of the fairness and accuracy of a performance evaluation system were examined by managerial and professional employees of large organization. The performance evaluation process is central to many personal decisions such as attitude for job and sales performance. This study investigates the relationship between perceived evaluation fairness, job satisfaction, organizational commitment, and sales performance. The main purpose of this study is to develop and empirically test a comprehensive model of salespersons' perceived evaluation fairness on sales performance. For this purpose, we identified the structural relationship between perceived evaluation fairness, job satisfaction, organizational commitment, and sales performance. Also we investigate the mediating effects on job satisfaction and organizational commitment between perceived evaluation fairness and sales performance. Research design, data, and methodology - To empirically test these relationships, data were collected by in-depth interviews from sales managers and questionnaire surveys from 300 salespersons who work for sales area (credit card company, insurance company). Demographically, the overall sample was 91.6% female, 77.9% 30s and 40s, and 34% college educated, with an average tenure with their present organizations of 4 years. The questionnaire was composed of total 20 items dealing with frequency, quality, and consequences of perceived evaluation fairness, job satisfaction, organizational commitment, and sales performance. To test the research hypotheses, collected data analyzed by confirmatory factor analysis (CFA) and structure equation model (SEM). Results - Through extensive and rigorous literature review process of related literature(Perceived evaluation fairness, Job satisfaction, Organizational commitment, Sales performance), research model and research hypothesis was set up. This study obtains the following research results. First, perceived evaluation fairness has a positive effect on job satisfaction, whereas the effects of perceived evaluation fairness on organizational commitment and sales performance did not show statistically significant result. Second, job satisfaction and organizational commitment have complete mediating roles to the relationship between perceived evaluation fairness and organizational commitment, and relationship between perceived evaluation fairness and sales performance. Conclusions - Based on the results, salespersons' perceived evaluation fairness is one of the key independent variable for making high job satisfaction, organizational commitment, and sales performance. Finally the theoretical, managerial implication and research limitations are mentioned in the discussion.

상사 리더십과 동료의 정서적 지원이 성과평가 공정성과 자기효능감을 통하여 과업 성과에 미치는 영향 연구 (A study on the Effect of Superior Leadership and Emotional Support of Co-workers on Task Performance through Performance Evaluation Fairness and Self-Efficacy)

  • 본 연구는 불확실한 시장환경에서 기업의 과업 성과에 영향을 미치는 요인을 찾기 위해 상사 리더십과 동료의 정서적 지원이 성과평가 공정성과 자기효능감을 통하여 과업 성과에 미치는 영향 관계를 살펴보고자 하였다. 이를 위하여 기업 직원들을 대상으로 500부의 설문 자료를 수집하였고, Smart PLS 3.0을 사용하여 연구 가설을 검증하였다. 연구 결과 상사 리더십과 동료의 정서적 지원이 직원들의 성과평가 공정성에 개별적으로 정(+)의 영향을 나타내었고, 성과평가 공정성은 자기효능감에 정(+)의 영향을 나타내었다. 본 연구를 통하여 직원들이 받아들이는 성과평가 공정성과 자기효능감이 업무성과에 영향을 미친다는 것을 밝혀내서 후속 연구가들에게 이론적 토대를 제공해 주었고, 기업에서는 업무성과를 높이기 위해서는 인사제도인 성과평가 공정성을 관리하여 직원들의 도전 의식을 고취 시켜야 한다는 실무적 시사점을 제시하였다. 향후 연구에서는 본연구 결과를 바탕으로 과업 성과를 위해 조직이 갖추어야 할 요인에 대한 다양한 연구가 필요하다.

건설산업의 공정성 평가지수 개발 (Development of Fairness Evaluation Index for the Construction Industry)

  • 본 연구에서는 공정거래에 관련된 법·제도와 건설산업에서 발생하는 불공정거래의 사례를 분석하여, 건설산업의 공정성 평가요인을 건설산업의 주요 참여자별(원도급자와 하도급자)와 건설공사의 주요단계별(입찰·계약·시공단계)로 분류하여 도출하였다. 그 후, 종합 및 전문건설사업자 238명을 대상으로 설문조사를 수행하여, 그 평가요인의 중요도를 분석하고 공정성 지수를 개발하였다. 원도급자보다 하도급자가 건설산업의 공정성 수준을 낮게 인식하고 있었으며, 원도급자와 하도급자 모두 시공과정에서의 공정성이 가장 낮게 인식하는 것으로 분석되었다. 원도급자는 입찰단계와 계약단계, 하도급자는 계약단계의 공정성 수준을 가장 높게 인식하고 있었다. 제안된 건설산업의 공정성 지수를 사용한다면, 건설공사 참여자별 및 공사단계별로 공정성 향상이 필요한 요인을 도출할 수 있으며, 이를 기반으로 공정성 향상방안의 수립에 기여할 수 있을 것이다.

국내 대학 입학사정관제의 공정성 실태와 확보방안 (The Actual Conditions and Ensuring Fairness of the Admission Officer System)

  • The Admission Officer System is a selecting system that evaluates potential and talent of students in multiple aspects and selects whom each university wants to pick and fits the specific recruitment units. However, the issue about fairness of the system has been discussed continually. This study conducted online survey, using fairness checklist with 31 universities to know how admission officers perceive the fairness of the system and secure that. Also, three times of expert FGI were conducted, too. The result shows there are still many universities that adjustment for deviated evaluation in interview, separation of operating agency, stabilization of the statue of admission officers, analyzation of each evaluator's tendency, and so on are not achieved well. To assure the fairness of the admission officer system, securing validity by clearly defining the concept of fairness is proposed first. Stabilizing the statue of admission officers and continuous education training for them is also proposed to improve their professionality. Furthermore, expansion of education programs about the admission officer system in both quantity and quality is suggested for fairness of the system.

국방핵심기술 연구개발의 제안서 평가를 위한 평가지표 개발에 관한 연구 (A Study on the Development of Evaluation Indicators for the Proposals of National Defense Core-Technology R&D Projects)

  • This paper proposes the systematic design approach for developing the evaluation indicators that evaluate the candidate proposals in the national defense core-technology R&D projects. To improve the validity and fairness of the evaluation indicators, the existing evaluation process in a military and a public sector are surveyed and also the existing evaluation system of the core-technology R&D programs for the national defense is analysed and discussed. A new system for the evaluation indicators is designed by using the axiomatic design, factor analysis and the analytic hierarchy process. It is expected that the proposed evaluation indicators contribute to enhance the fairness and the reliability of the evaluation process for the proposal of the national defense core-technology R&D projects.

The Moderating Role of Attribution in Penalty Judgment: An Empirical Study in the Financial Service Industry

  • Many financial service organizations use various types of penalties (e.g., late payment fee, overdraft fee), often inflicting customer complaints and, in extreme cases, attrition. This study examines how customers evaluate penalties using concepts from attribution theory and literatures of social justice and customer satisfaction/dissatisfaction. The study hypothesizes that both cognitive (i.e., attribution, perceived fairness, disconfirmation) and affective (i.e., emotion) responses influence customer's penalty judgment and tests the effect of moderation between attribution and perceived fairness on penalty judgment. The study uses a cross sectional survey design and collects data using the critical incident technique. The results show that attributions have significant moderating effects on the relationship between perceived fairness and dissatisfaction with the penalty and that perceived fairness, emotion, and attribution have a significant influence on penalty evaluation. The study provides discussion of the findings and managerial implications.

TV뉴스의 어깨걸이와 자막이 뉴스에 대한 평가와 의제 인식에 미치는 영향 (The impact of Digital Video Effects and subtitles on evaluation and agenda recognition in TV News)

  • TV뉴스에서 앵커멘트와 함께 제공되는 어깨걸이와 자막이 뉴스에 대한 평가(공정성, 선정성, 자극성)와 신뢰 및 의제 인식과 어떠한 관련이 있는지 알아보기 위해 실험 연구를 실시하였다. 120명의 대학생들에게 어깨걸이와 자막의 내용을 달리하는 4가지 유형의 뉴스를 제시한 후 공정성과 선정성, 자극성을 평가하도록 하였으며, 뉴스에 대한 신뢰와 의제에 대한 인식을 측정했다. 어깨걸이와 자막의 내용은 뉴스의 자극성 평가 및 신뢰와 관련이 있었으며, 공정성 및 선정성 평가와는 관련이 없었다. 사안의 자극적 측면을 강조한 어깨걸이와 자막이 제공된 경우 자극성을 높게 평가했으며 반대로 신뢰도는 낮았다. 뉴스의 공정성에 대한 평가는 신뢰에 영향을 미치는 것으로 확인되었는데, 뉴스를 공정하다고 평가할 수록 뉴스를 더 많이 신뢰하는 경향이 있었다. 연구에서 가정한 바와 달리 어깨걸이와 자막은 의제 인식에 영향을 미치는 주요 요소가 아니었으며, 수용자들은 뉴스 내용을 토대로 의제를 인식하는 경향이 있음을 확인하였다.

  • This study suggests the applicability of an AHP(Analytic Hierarchy Process) to improve the validity and fairness of evaluation index to assess the defense core-technology R&D projects. This study focused on the design of the proposal and performance evaluation index to structure them into a hierarchy using AHP which can be applicable to take the opinion of the defense R&D experts. Using the refined evaluation index, we propose a technique to enhance the reliability of the defense R&D projects evaluation system.

  • 무선랜은 MAC 프로토콜과 스케줄링 알고리듬과 같은 다양한 기술을 이용하고 있으며 이런 기술 대부분은 주로 공평성과 서비스 차등화를 주로 다루고 있다. 그러나 대부분의 무선랜 시스템은 하나의 QoS 측면만을 고려하고 있기 때문에 이러한 기술을 동시에 제공하기 어렵다. 따라서 본 논문에서는 공평성과 차등서비스를 동시에 제공하기 위해서 Distributed Fair Scheduling(DFS)기법과 Enhanced Distributed Coordinated Function(EDCF) 기법을 이용하여 빠른 처리를 요구하는 트래픽의 처리뿐만 아니라 같은 우선순위를 갖는 트래픽의 공평성을 보장할 수 있는 F-EDCF를 제안하고 Markov 프로세스를 이용한 성능평가를 통하여 그 타당성을 검토한다. 성능평가에서 기존의 BDCF 방식보다 평균 전송량과 공평성뿐만 아니라 지연시간 또한 개선됨을 확인 할 수 있다.

저가항공사의 유동적 요금 전략이 소비자의 가격공정성 지각에 미치는 영향 (The Influence of Low Cost Airline's Flexible Fare Policy on Consumers' Perceptions of Price Fairness)

  • Purpose - The purpose of the study is to reexamine the price fairness as practiced by low cost airlines, as a consumer has to experience such inconveniences as inferior airport transportation, extra fees on in-flight meals, and non-negotiable seats, and consumers evaluate such experiences keeping in mind their total costs. This evaluation includes price fairness and allows a reasonable and overall consideration of factors of low cost airlines. It tries to set up a measurement of the indicators consumers' perceptions of price fairness academically as it adapts price fairness to airline services which are renowned for price volatility. Research design, data, and methodology - The research proposes an alternative pricing strategy for the long term profit of low cost airlines after going over conflicts between the traditional theory of consumers' price perception mechanism and flexible fair policy of low cost airlines. It was meaningful when it relates to the early stage of the business, while it enhances the risks relating to the long term survival of low cost airlines. In addition, it is significant as it highlights the negative influences on consumers' perceptions of price fairness, as low cost airlines run on extremely low cost perspectives. Results - The results of the research provide insight into four perspectives, as consumers' perceptions of price fairness are influenced by the frequency and range of price changes and services. The first perspective is that it would lead to positive price evaluation when a low cost airline cuts prices frequently with little changes than one big change. It also would lead to the same result when it comes to necessary services. The second perspective is that one big increase of price would rather undermine the negative aspects of price changes than those of several smaller ones. The third perspective is that additional services would be good to consumers' perceptions of price fairness as compared to discount benefits with respect to the cost. Finally, a low cost airline should consider that consumers will change airlines or defer their flight schedule if the flight fares increase beyond their limits. Conclusions - Low cost airlines should reconsider their pricing policies for services that were provided free earlier. A consumer would not like discount benefits when made to pay for services that were, for long, free of charge. If a low cost airline can provide services with no charge, it should improve volumes if the costs are standardized and, moreover, should consider the charging fees. Alternatively, a consumer can choose between services and fair discount. Low cost airlines are implementing sales promotion strategies, as the competition is more intense than it used to be. In these days, they should regard services over sales promotion, as consumers may prefer to spend money on good premium services. Some differentiation in services could create a good market position for the airlines and, hence, good financial performance.
