심리적 주인의식과 혁신행동에 관한 연구: 직무만족과 직무열의를 중심으로 (A Study on the Psychological Ownership and Innovative Behavior: Focus on Job Satisfaction and Job Engagement)

  • This study investigated the relationship between psychological ownership and the innovative behavior of Korean employees. This paper also examined whether job satisfaction positively mediates the above relationship. In addition, we address the moderating role and moderated mediation role of job engagement in the relationship between job satisfaction and innovative behavior. By using cross-sectional data, with questionnaires administered to 289 employees working in Korean hospitals, the main hypotheses were tested. The result of empirical analysis has shown that psychological ownership was significantly positively related to both employee innovative behavior. The results also found that job satisfaction positively mediated the relationship between psychological ownership and innovative behavior of employees. In addition, there was significant moderating effect of job engagement on the relationship between psychological ownership and job satisfaction and the moderating mediating role of job engagement was found.

  • 본 연구는 학습민첩성과 적응수행과의 관계에서 직원몰입과 경력만족의 매개효과를 확인하고자 하였다. 이를 위해 국내 기업 종사자를 대상으로 설문조사를 온라인으로 실시하였고, 데이터 329부의 최종분석에 활용하였다. 변인 간 관계를 분석하기 위해 구조방정식을 활용하여 분석하였다. 분석 결과로 학습민첩성이 직원몰입과 적응수행에 통계적으로 정적 영향을 미치고, 직원몰입은 경력만족에 정적 영향을 미치며, 경력만족은 적응수행에 정적 영향을 미치는 것으로 확인되었다. 또한 직원몰입과 경력만족은 학습민첩성과 적응수행의 관계에서 유의한 매개효과를 나타나는 것으로 확인되었다. 이러한 결과를 바탕으로 HRD분야의 학문적 및 실무적 시사점과 향후 연구 방향을 제시하였다.

위탁급식 종사원의 동료관계가 생활의 질에 미치는 영향 (The Impact of Coworker Relationship of Employees on Quality of Work Life in Contract Foodservice)

  • This study examined co-worker relationship on of life between employees of contract foodservice in general hospital. Contract foodservice managed general hospitals surveyed from 1 October 2015 to 31 October 2015. A total of 230 questionnaires (cook-30 questionnaires, nutritionist-50 questionnaires, cook's helper-150 questionnaires) were distributed, and 177 questionnaires were used for the study. As a result, the quality of life of employees contract foodservice general hospital was composed of sub-factors (employee engagement, stress at work, home-work interface, working condition, general well-being). co-worker relationship was composed of sub-factors (cooperative co-worker relationship, competitive co-worker relationship). Causal relationship between variables was through regression analysis, and significant results were shown. ooperative co-worker relationship had an effect on employee engagement, stress at work, working condition and general well-being. competitive co-worker relationship.

Factors Affecting Employee Engagement and Loyalty to the Organization: A Case Study of Commercial Banks in Mekong Delta, Vietnam

  • The objective of this study is to find out the factors affecting the employees' loyalty in private joint-stock commercial banks in Mekong Delta, Vietnam. Then, possible solutions can be proposed, which can be implemented to improve employees' engagement in private joint-stock commercial banks in Mekong Delta, Vietnam, in the future. The author conducted a survey of 300 employees at 6 private joint-stock commercial banks in 6 provinces in Mekong Delta: An Giang, Tra Vinh, Can Tho, Ben Tre, Soc Trang, and Tien Giang. The author also used the Cronbach Alpha reliability analysis method, exploratory factor analysis (EFA), and multivariate regression analysis. The results show the degree of influence of factors on employees' loyalty - according to decreasing importance: Income, Job characteristics, Working environment, Colleagues, Leadership. The authors propose some solutions based on the research findings, including focusing on assigning the right employees to the right jobs, creating a competitive and fair working environment, focusing on a reasonable income policy, and transparency in working relationships to help bank managers in the Mekong Delta, Vietnam improve human resource management to improve employee loyalty to private joint-stock commercial banks in Vietnam.

Influences of Job Demands, Job Resources, Personal Resources, and Coworkers Support on Work Engagement and Creativity

  • Employee engagement plays an important role in the development as well as the success of a company. The manner in which employees are committed to their work and be more innovative seems to drive people's curiosity. This study aims to analyze the impacts of job demands-resources, personal resources, and coworker support on work engagement. Also, whether there is a relationship between work engagement and creativity of employees is tested through this research. The data served for the research was collected in the context of Vietnamese small- and medium-sized enterprises (SMEs). The authors used structural equation modeling (SEM) (software Smart PLS), to test the proposed hypotheses by using the data of 602 employees. Results of the study point out that proposed antecedents influence work engagement and creativity. Such findings have shed light on both theory and practice implications. In theory, it supports the social exchange theory and the job demands and resources model. In practice, leaders should assist subordinates in various aspects and build and promote a corporate culture where employees help others with great enthusiasm to increase the level of work engagement and spirit of innovation of employees.

The Relationship Among Nepotism, Leader Legitimacy, and Work Engagement: Focus on Distribution Industry

  • Purpose: This study aims to analyze the effect of nepotism on work engagement. In addition, this study aims to analyze the mediating effect of leader legitimacy in the relationship between nepotism and work engagement in the distribution industry. Research design, data and methodology: 236 survey data were collected and analyzed using SPSS 22 and AMOS 22. For the assessment of the goodness of fit of the models, indexes such as TLI, CFI, RMSEA were used. For hypotheses testing, we used SEM method and bootstrapping. Results: The results of this study are as follows. First, the relationship between nepotism and the employee's work engagement was not significant. Second, it was revealed that nepotism negatively affects the leader's legitimacy. Third, it was found that a leader's legitimacy had a positive effect on the employees' work engagement. Fourth, leader legitimacy was found to mediate the relationship between nepotism and employees' work engagement. Conclusion: We found that the effect of nepotism can be changed depending on contingent factors. This study contributed to the accumulation of nepotism theory by demonstrating the process in which nepotism, which has been insufficient so far, affects outcome variables. Based on the empirical results of this study, theoretical and practical implications, limitations, and future research directions were discussed.

A Study on Franchisee's Sustainable Performance: The Role of Work Engagement and Financial Performance

  • Purpose: This study aims to analyze the effects of job satisfaction regarding the franchisee's continuous operation intention. In addition, it intends to investigate the mediating effect of work engagement in the relationship between job satisfaction and sustainable performance of the franchisee. Research design, data and methodology: 361 survey data were collected and analyzed using SPSS 24 and AMOS 24. To assess the model for goodness of fit, indexes such as TLI, CFI, RMSEA were used. Moreover, SEM method and bootstrapping were used for hypotheses testing. Results: The results of this study are as follows. First, the relationship between job satisfaction and the employee's continuous operation intention was significant. Second, it confirms that indeed job satisfaction positively affects work engagement. Third, it was found that work engagement had positive (+) effects on the franchisees' financial performance along with its continuous operation intention. Fourth, work engagement was found to mediate the relationship between job satisfaction and continuous operation intention of the franchisee. Conclusion: We found that job satisfaction of the franchisee is related with continuous operation intention through work engagement and financial performance. Hence, by demonstrating the empirical evidence which has been insufficient so far, this study contributes to the theory accumulation regarding the franchisee's continuous operation intention.

긍정탐구리더십이 종업원 인게이지먼트에 미치는 영향 (A Study on Appreciative Leadership for Employee Engagement)

  • 본 논문은 긍정탐구리더십(Appreciative Leadership)이 종업원 인게이지먼트에 미치는 영향을 실증적으로 검토하고자 하였다. 긍정탐구리더십에서는 리더를 '서로 다른 스타일의 리더십들의 통합된 혼합물을 효과적으로 다룰 수 있으며, 자문과 방향 제시가 가능한 사람들'이라고 설명하고 있다(Withney & Trosten-Bloom, 2010). 또한 긍정탐구리더십은 '전체를 위한 조직의 목표를 가진 공유가치시스템과 개인의 강점에 기초한 성장을 통해 미래의 건설적인 공동창조작업을 가능하게 하는 긍정적 리더십 행동의 한 방식'으로도 설명하고 있다(Withney & Trosten-Bloom, 2010). 긍정 질문과 개방적인 대화를 통해 구성원들을 몰입시키며, 긍정적 리더는 구성원들에게 동기를 부여하고, 영감을 불어넣으며, 스스로 소중하다고 느끼도록 한다. 연구결과, 긍정탐구리더십의 하위 요인 중 Inspiration(영감불어넣기)는 종업원 인게이지먼트의 직무몰입과 조직몰입에 정(+)의 영향을 미치며 Inquiry(질문하기)는 조직몰입에 정(+)의 영향을 미치는 것으로 조사되었다.

진성리더십 및 조직지원 인식이 조직시민행동에 미치는 영향 (Effects of Authentic Leadership and Perceived Organizational Support on Organizational Citizenship Behavior)

  • 본 연구는 사회복지시설종사자의 기능적 역할행동이 서비스의 질적 수준 제고를 위해 중요하다는 논의 과정에서 관심을 끌고 있는 조직시민행동에 영향을 미치는 요인을 파악할 목적으로 수행되었다. 조직시민행동의 선행요인으로 논의되고 있는 다양한 요인 중에서 진성리더십과 조직지원인식을 선정하고 직무열의를 매개적 역할을 하는 변수로 연구모형을 구축하고 연구가설을 검증하기 위하여 실증적 분석을 실시하였다. 이를 위해 용인시에 있는 장애인복지시설과 노인복지시설에서 종사하는 230명을 대상으로 설문조사를 실시하였으며 총 216부를 분석 자료로 활용하였다. 연구결과 진성리더십과 조직지원인식은 직무열의와 조직시민행동과 유의한 정(+)의 상관관계를 가지는 것으로 나타났으며 직무열의는 조직시민행동과 선행요인인 진성리더십과 조직지원인식간의 관계에서 완전매개역할을 하는 것으로 나타났다. 진성리더십과 조직지원인식은 직무열의에 직접적인 정적영향을 미치며, 조직지원인식의 영향력이 진성리더십에 비해 큰 것으로 나타났다. 이는 감정노동자인 복지시설종사자에게 인지적인 태도만을 요구하는 조직보다는 조직지원인식(물적, 인적지원)과 같은 보상체계의 확보가 중요함을 시사하고 있다.

부산지역 중·고등학교 조리종사자의 직무변인이 직무소진과 직무관여 및 이직의도에 미치는 영향 (The Effects of Job Characteristics on Job Burnout, Engagement and Turnover Intention of Middle and High School Foodservice Employees)

  • The purpose of this study was to obtain data on the contribution of job characteristics (work, autonomy, reward, community, fairness, value) towards job burnout (emotional exhaustion, cynicism), job engagement (vigor, dedication, absorption) and turnover intention in school foodservice employees. Typically, 594 school foodservice employees in the Busan area participated in our survey. Workload (${\beta}=-0.512$, p<0.001) had the highest negative influence on emotional exhaustion, whereas reward (${\beta}=-0.216$, p<0.001) and community (${\beta}=-0.214$, p<0.001) had the highest negative influence on cynicism. Community (${\beta}=0.305$, p<0.001) and workload p<0.001) had the highest positive influence on vigor. Community (${\beta}=0.261$, p<0.001) and (${\beta}=0.238$, p<0.001) had the highest positive influence on dedication. (${\beta}=0.287$, p<0.001) and community (${\beta}=0.224$, p<0.001) had the highest positive influence on absorption. Workload (${\beta}=-0.195$, p<0.001) and community (${\beta}=-0.182$, p<0.001) had the highest negative influence on turnover intention. Overall, the results show that job characteristics are very important factors affecting foodservice employee's burnout, engagement, and turnover intention. So should try to reduce the employees' workload and increase the rewards for them along with activating communication among each other.
