Organizational Justice as the Antecedent of Career Satisfaction: Building a Conceptual Model from an Integrative Literature Review (경력만족의 선행변인으로서의 조직공정성: 통합적 문헌연구를 통한 개념적 모델 도출)

  • The purpose of this study was to explore organizational justice (distributive, procedural, and interactional justice) as the antecedent of and career satisfaction by conducting an integrative literature review. In addition, this study aimed to identify organizational support for career development (i.e., organizational sponsorship) as the potential mediating variable between organizational justice and career satisfaction. Based on an integrative literature review of previous research, this study proposed the conceptual model on the relationship between organizational justice and career satisfaction along with organizational support for career development. According to the conceptual model, organizational justice can add to the pool of important antecedents of career satisfaction, and organizational support for career development could mediate the relationship between organizational justice and career satisfaction. This study contributed to the human resource development (HRD) field through investigating the relationship between organizational justice and career satisfaction in a career development context in the workplace. Further, this study provided additional theoretical backgrounds to conduct organizational justice related research on diverse factors, such as potential mediating variables, influencing career satisfaction.

Influence of the Career Plateau of Food Service Industry Employees on Their Turnover Intention: The Moderating Effect of Organizational Support (외식서비스기업종사원의 경력정체가 이직의도에 미치는 영향: 조직경력개발지원의 조절효과)

  • This study analyzes the influence of the career plateau perceived by food service industry employees on their turnover intention. The perception of career plateau is classified as either structural or content-driven. This work also examines how organizational support (formal and informal) for career development affect turnover intention in their interaction with career plateau (structural and content-driven). The research hypothesis was objectively verified based on an analysis of the data on 255 employees. As a result, the structural and content-driven career plateaus perceived by employees were observed to have a positive overall effect on their turnover intention. Aslo, informal organizational support for career development moderates the relationship between career plateau and turnover intention but not formal organizational support.

  • This study examined the relationships between career commitment and job attitudes and the moderating effects of organizational support in their relationships in a sample of 230 employees of Korean venture firms. The results indicated that career commitment was positively related to skill development, and negatively to career withdrawal intention and turnover intention and that organizational support moderated the relationships between career commitment and career withdrawal intention and between career commitment and turnover intention. Finally, the implications and the limitations of this study were discussed.

A Structural Analysis of the Factors Affecting Career Development Activities of Married (유자녀 여성관리자의 경력개발활동에 영향을 미치는 요인에 대한 구조적 관계 분석)

  • The purpose of this study was to investigate the factors affecting career development activities of married managerial women with one or more children. The study analyzes the structural casual relationship among horizontal organizational culture, supervisor support, workplace satisfaction, occupational self-efficacy, and career development activities. Data of from Korean Women Manager Panal(KWMP) research were used from which a total number of 998 married managerial women with child were subject to analysis. The research hypothesis was verified through Structure Equation Modeling(SEM) analysis. The results are as follows. First, horizontal organizational culture and supervisor support have significant positive(+) affect on workplace satisfaction and occupational self-efficacy. Second, occupational self-efficacy significantly affected career development activities. Third, workplace satisfaction and occupational self-efficacy had mediating effect on the causal relationship between horizontal organizational culture and career development activities. At last, workplace satisfaction and occupational self-efficacy had mediating effect on the causal relationship between supervisor support and career development activities. Based on such results, implications and suggestions were discussed.

  • Many empirical studies are conducted in regards to protean career or boundaryless career. The concept and the notion of protean career and boundaryless career has extended so far. Yet, the gap in the literature exists. Previous literature focused on the relationship among protean career, boundaryless career, and subjective career success, but examined little about the influence of protean career and boundaryless career on positive career attitude or future learning readiness. Therefore, this study explores the moderating effect of supporting policy of career development among protean career orientation, boundaryless career, positive career attitude, and future learning readiness. There was moderating effect of supporting policy of career development among the relationships of protean career orientation and future learning readiness; the relationships of boundaryless career and future learning readiness. The moderating effect of supporting policy of career development implies that the intention of career development in self-directed way and learning are related. In addition, The role of HRD/HRM department which takes initiatives in career development can affect the learning readiness for future among workers.

A Study on the Impacters of the Disabled Worker's Subjective Career Success in the Competitive Labour Market: Application of the Multi-Level Analysis of the Individual and Organizational Properties (경쟁고용 장애인근로자의 주관적 경력성공에 대한 영향요인 분석: 개인 및 조직특성에 대한 다층분석의 적용)

  • Based on the premise that the systematic career process of workers in the general labor market was one of core elements of successful achievements and their establishment both at the individual and organizational level, this study set out to conduct empirical analysis of factors influencing the subjective career success of disabled workers in competitive employment at the multi-dimensional levels of individuals and organizations(corporations) and thus provide practical implications for the career management directionality of their successful vocational life with data based on practical and statistical accuracy. For those purposes, the investigator administered a structured questionnaire to 126 disabled workers at 48 companies in Seoul, Gyeonggi, Chungcheong, and Gangwon and collected data about the individual and organizational characteristics. Then the influential factors were analyzed with the multilevel analysis technique by taking into consideration the organizational effects. The analysis results show that organizational characteristics explained 32.1% of total variance of subjective career success, which confirms practical implications for the importance of organizational variables and the legitimacy of applying the multilevel model. The significant influential factors include the degree of disability, desire for growth, self-initiating career attitude and value-oriented career attitude at the individual level and the provision of disability-related convenience, career support, personnel support, and interpersonal support at the organizational level. The latter turned out to have significant moderating effects on the influences of subjective career success on the characteristic variables at the individual level. Those findings call for plans to increase subjective career success through the activation of individual factors based on organizational effects. The study thus proposed and discussed integrated individual-corporate practice strategies including setting up a convenience support system by reflecting the disability characteristics, applying a worker support program, establishing a frontier career development support system, and providing assistance for a human network.

Multilevel Analysis Study on Determinants of Career Commitment among Social Workers (사회복지사의 경력몰입 결정요인에 대한 다층분석연구)

  • Based on the premise that a systematic career process was one of the essential elements of successful task performance both for individuals and the organization in the field of social welfare, this study set out to empirically analyze factors influencing the career commitment of social workers at a multidimensional level and provide practical implications for the directionality of career management on the basis of data with theoretical and statistical accuracy. For those purposes, the study collected individual and organizational characteristics data from 787 social workers at 46 agencies through a structured questionnaire and analyzed influential factors through the multilevel analysis technique by taking organizational effects into account. The analysis results show that explanations by the organization characteristics recorded significant 15% in the total variance of career commitment and that its influential factors included such significant variables as the protean career attitude, desire for growth, human network, and self-efficacy at the individual level and also the qualification compensation system at the organizational level. The study then proposed and discussed integrated practice strategies between individuals and agencies as the measures to promote career success through the activation of individual factors based on the consideration of organizational effects such as the application of an employee assistant program, provision of incentives to professional career development, and shift to a learning organization.

  • This research studied the Perception on the Career Development of the National Technical Qualification(NTQ) Acquisitors. The qualification acquisitors are engaging to the occupation which related to their qualification and willing to even in future. Also, the higher the acquired qualification grade is, the more they prefer their occupation related with. The qualification acquisitiors feel it necessary to develop his career, but only part of them(45.5%) are being supported by the career development system in now; they have only job training as the career development service. The qualification acquisitors are sensitive to a technical changes. In order to compete against these changes, they want to connect with specialist group and to new techniques or knowledges, and to be trained to achieve higher grade qualification. The qualification acquisitors answered that it is responsible for HRDKorea to serve as developing and managing their career. Finally, the agency producing qualification acquisitors, HRDKorea should build the system that can manage a part of organizations support which general company's operating in CDP.

A Study on the Antecedents of Career Indecision for Prospective Librarians (예비사서의 경력 미결정 요인에 관한 연구)

  • This study attempts to analyze factors that influence the level of career indecision for prospective librarians. To this end, an empirical study was conducted on the students from the department of Library & Information Science at universities located in Seoul, Kyunggi and Choong Chung Areas. Exogenous variables included personal, organizational and institutional characteristics. The result of analysis using the Structural Equation Model reveals that personal characteristics of students affect the level of career indecision whereas organizational and institutional characteristics do not have any statistical significance in career indecision. This suggests that, in order to raise the career decision level of prospective librarians. there is a need to develop programs to enhance occupational ego-identity and self-efficacy and to provide organizational and institutional supports, including better curriculum, improved practical ability and qualifications as librarians. This study also discusses its limits and areas for future research.

  • Accelerated technological advances and the convergence of information and communication technologies have led to changes of career concepts from one of lifetime employment to that of lifetime career. Given the importance of continuous career development for workers these days, systematic supports for workers' career development at the national level is necessary. Accordingly, a conceptual model of career competency mobility map (CCMM) has been proposed to support the development of workers' career competencies. The purpose of this study is to identify key issues that we should consider for real implementation by applying to each stage of the CCMM conceptual model as a case study. Based on the procedure presented in the conceptual model, the research process which includes collecting user information, conducting self-diagnosis of NCS-based job competencies, deriving necessary training competency, offering the guidance of training programs and job information were conducted. The results of the case study showed our participants' scores of competencies required further development and ranged from 1.83 to 4.52. Sequentially, a personalized information profile was offered for competency development, including training, certificates, and job information. Participants stated that the diagnosis results and profiles were meaningful and helped to explore further career development. Based on the results, implications are suggested.
