간호조직에서 리더십 유형과 직무만족, 조직몰입에 관한 연구 -거래적.변혁적 리더십을 중심으로- (Transformational and Transactional Leadership Styles of The Nurse Administrators and Job Satisfaction, Organizational Commitment in Nursing Service)

  • Today's healthcare environment is changing, driven by demographic, environmental, social, political and technological forces. These rapidly changing healthcare environment and increasingly professional nursing practice indicate that identifying leadership characteristic of nursing leaders and executives is a vital importance in today's time and also mandate innovative leadership for nursing service. Therefore, the purpose of this study is to examined the transformational, transactional leadership styles of the Nurse Administrators. Also described are the relationships between these leadership styles and the job satisfaction. the organizational commitment of their subordinates. The sample consisted of sixteen mid-level nurse administrators, fifty head nurses and one hundred aid fifty-three staff nurses of 4 public & private University Hospitals and 1 General Hospital. Data for this study was collected from Sep. 20 to Oct. 5 by Questionnaire(Bass' MLQ, Job Satisfaction scale developed by Paula(1978), Organizational Commitment scale by Peter et at(1979). The data was analyzed by frequency, percentage, one-way ANOVA, Pearson's Correlation Coefficient with SPSS PC/sup +/ program. Major findings are as follows : Appropriate one-way ANOVA tests revealed that the differences for transformational and transactional leadership styles of nurse executives. mid-level nurse administrators, head nurses as perceived by their immediate subordinates were statistically significant(P<.05), The scores of transformational and contingent reward behaviors were declined of the mid-level nurse administrators, nurse executives. The transactional scores of nurse administrators were lower than trans- formational ones, which is a desirable findings. The result of this study, the head nurses were perceived as the highest transformational leader by their subordinates, and second was the mid-level nurse administrators. The nurse executives received the lowest transformational leadership scores from their subordinates. These results were opposit to the previous studies. And significant positive correlations were founded between transformational leadership including charisma, intellectual stimulation, individual consideration and contingent reward of nurse administrators and the job satisfaction, the organizational commitment of their subordinates. From the data, it can be concluded that transformational leadership style of nurse administrators promotes the job satisfaction, the organizational commitment of thier staff nurses. Therefore leader looks for potential motives in subordinates, seeks to satisfy higher need, and engages the full person of the subordinate resulting in a relationship of mutual stimulation and elevation.

  • The Purpose of this study was to investigate the relationship between transformational leadership and organizational citizenship behavior(OCB), and the relationship between transactional leadership and organizational citizenship behavior as well as to test the moderating effects of the Locus of Control(LOC) as the personal characteristics variable. The sample for this study consisted of 356 administrative employees from 18 universities located in Chung-Nam Province. Cronbach's alpha factor analysis, multiple regression analysis and hierarchical multiple regression were used for the statistical methods. The practical implications of the findings and suggestions for future research were discussed.

  • Many studies have shown that job performance and leadership are important in our society. In addition, to improve the quality of work or to improve the work efficiency is still a lot of challenges for each leader. In Vietnam, there are few specific studies on the impact of leadership styles on employee engagement such as: transformational leadership styles, business leadership styles and leadership styles. In the field of higher education, the fewer studies on these issues. A study is conducted to test the impact of leadership styles on the engagement of cadres, lecturers and staff at public universities in Vietnam. Using adjustment techniques, inspecting the scales and theoretical models representing the relationship among the influential factors. The research is based on a sample of 309 cadres, lecturers and staff currently working in universities in Vietnam and used Structural Equation Modeling (SEM) to test the relationships among the variables. The study results show that the scales of the variables: transformational leadership, transactional leadership, laissez faire leadership, job satisfaction and organizational engagement attain the validity and reliability in the research. The study results also show transformational leadership, transactional leadership and laissez faire leadership are directly and indirectly affected by job satisfaction and organizational commitment.

Leadership as a Driver of Employees' Innovation Performance: The Mediating Effect of Cultural Diversity in UAE Universities

  • The aim of this research was to look into the relationship between leadership; transformational leadership, transactional leadership, and employee innovation, as well as the mediating impact of cultural diversity between leadership and employee innovation. Structured questionnaire was used to collect the data from 633 public and private universities' employees in the United Arab Emirates (UAE) with the help of the stratified sampling technique, and hypothesis verified through structural equations modelling (AMOS-21). Findings of the study shows that leadership has positive impact on employee innovation and cultural diversity partially mediates the relationship between leadership and innovative performance of UAE universities' employees. Practical implication of the study is to understand how universities can enhance their employees' innovation which is crucial for their competitiveness and survival. Moreover, the increasing prevalence of cultural diversity, as work arrangements in universities, raises the question of how to successfully manage employees. Although few studies have looked into how transformational and transactional leadership styles affect employees' innovation performance, this study expands on the topic by concentrating on sub-dimensions of leadership that foster innovation through idea generation and execution at the United Arab Emirates universities. This study offers valuable insights for educational leaders and throws light on the main characteristics of leadership which helps the employees to perform better in terms of innovation.

간호사가 인지한 상사의 리더십과 상사신뢰 및 조직몰입과의 관계 (The Relationships of Superior's Leadership to Supervisory Trust and Organizational Commitment of Nurses)

  • Purpose: This study aimed to identify the relationships of superior's leadership to supervisory trust and organizational commitment of nurses. Method: Subjects were 386 nurses in 8 general hospitals at G city and Seoul. Data were collected with self-administered questionnaires and analyzed using SAS 8.12 by applying ttest, ANOVA, Pearson correlation coefficient, and Stepwise multiple regression. Results: Superior's transformational leadership was $3.54{\pm}0.53$ and transactional leadership was $3.40{\pm}0.36$. Supervisory trust was $3.14{\pm}0.46$ and organizational commitment was $3.18{\pm}0.53$. Superior's transformational leadership was positively correlated with transactional leadership, supervisory trust and organizational commitment with each others. The level of supervisory trust and organizational commitment were different significantly by age, educational status, clinical career, position and superior's leadership level. Major factor that affect to supervisory trust and organizational commitment of nurses was transformational leadership, which had an explanation of 45.9% and 29.8%. Conclusions: The more nurses perceived the superior's transformational leadership, the higher nurses perceived supervisory trust and organizational commitment. Therefore, these variables generally screened and other factors should be analyzed. And if specified nursing intervention program which increase superior's transformational leadership will be developed, it may contribute to strengthen the effectiveness of nursing.

The Impact of Coach Leadership Type on Exercise of College Athletes

  • Purpose: Prior literature posits that leadership of coach influences athletes' performance via delegate interactions. The purpose of this study is to investigate the effect of the type of instructor on the exercise stress of university athletes and to provide instructors with informative coaching methods especially for their leadership. Research design, data, and methodology: In order to achieve the purpose of the research, Seoul and Gyeonggi Province Materials University athletes were selected as a sample, 360 college athletes participated in the survey and data were screened and finally 314 were analyzed. The collected data were analyzed via descriptive analysis and multiple regressions. To examine the validity and reliability of the survey items, factor analysis and Cronbach's α were computed. Results: Coaches' leadership types are found to influence university athletes' exercise stress significantly. In specific, transformational leadership negatively influences teaching Complaints. Transformational leadership also negatively influences time constraints. However, transformational and transactional leadership do not have any effect on career concerns. transformational and transactional leadership also do not influence functional instability of college athletes. Conclusions: Overall, leadership types of coach partially influence exercise stress of athletes. These findings posit that transformational leadership contribute in developing reliable relationship between athletes and instructors. Further implications were discussed.

The Effects of the leader's transactional and transformational leadership on life satisfaction for the 119 Rescue workers

  • 본 연구는 119구조대원 리더의 거래적 및 변혁적 리더십이 삶의 만족 정도에 미치는 영향관계를 알아보기 위하여 G 도에서 근무하는 119구조대원 162명을 대상으로 설문조사를 분석하였다. 다중회귀분석 결과 삶의 만족도에 거래적 그리고 변혁적 리더십이 유의미한 양의 영향력을 보였다. 그리고 거래적 리더십, 변혁적 리더십이 서로 독립적이지 않으며, 이 둘의 조화가 구조대원들 삶의 만족도와 조직생활에 긍정적인 영향을 미치는 것으로 확인되었다. 따라서 119구조대장 등은 거래적 리더십과 변혁적 리더십을 균형 있게 발휘할 수 있고, 세심한 배려, 다양한 해결 방안 제안 등을 통해 변혁적 리더십을 발휘하고, 동시에 실적에 따른 보상 체계를 마련하는 거래적 리더십을 향상시킬 수 있는 업무 환경개선해야 한다. 이를 통해 119구조대원의 삶의 만족도를 높이고, 잠재적 역량을 이끌어 낼 수 있는 기반을 마련함으로써 궁극적으로 구조 현장에서의 구조서비스 품질 향상을 이룰 수 있을 것으로 기대된다.

간호사가 지각한 수간호사의 리더십과 조직유효성에 관한 연구 (A Study of the Head Nurse's Leadership and the Organizational Effectiveness as Perceived by Staff Nurses)

  • Purpose: This descriptive study was designed to find out the relation between nurses' perceptions of leadership and organizational effectiveness. Method: The data was collected from nurses in 451, a tertiary hospital located in B city by means of structured questionnaires. The data was analysed by t-test. ANOVA, Pearson correlation coefficient. Results: The average age of the subjects was 29.1. Regarding the marital status, 68.1% were single. Regarding the nursing unit, 42.6% were working for the general surgical wards. The total period of clinical career was on average 73.7 months. Regarding the period in current ward, 51.0% were 1-less than 3 years. There was a positive correlation with transformational leadership, transactional leadership, job satisfaction, and organizational commitment, whereas the turnover intention had a negative correlation with transformational leadership and transactional leadership. Conclusion: The nurses' different perceptions of transformational leadership, transactional leadership, and organizational effectiveness have strong correlative relationships with each other. This finding suggests the importance of the head nurse's leadership in increasing organizational effectiveness.

부하들의 능동적 참여가 지휘관의 변혁적·거래적 리더십과 직무만족 간에 미치는 조절효과 (Moderating Effects of Subordinates' Active Engagement between Commanders' Transformational·Transactional Leadership and Job Satisfaction)

  • 본 연구에서는 전 후방 각지에 분포된 육군의 전투부대 의무복무병사들을 대상으로 지휘관의 리더십이 부하들의 직무만족에 미치는 영향과 부하들의 '능동적 참여'가 지휘관의 리더십 효과에 미치는 조절영향을 리더십의 유형별로 구분하여 분석하였다. 연구결과는 첫째, 지휘관의 변혁적 거래적 리더십은 공히 부하들의 직무만족에 대해 정(+)의 영향을 미치는 것으로 나타났으며, 이는 지휘관의 변혁적 거래적 리더십이 부하들의 직무만족에 긍정적인 영향을 미치므로 부하들의 직무만족을 향상시키기 위해서 지휘관들이 바람직한 리더십 행동요인을 적극 함양해야 함을 시사한다. 둘째, 지휘관의 리더십과 부하들의 직무만족 간 '능동적 참여'의 조절효과는 리더십 유형별로 차이를 보였다. 즉, 변혁적 리더십과 직무만족 간에는 긍정적인 조절효과가 나타났으며, 거래적 리더십과 직무만족 간에는 조절효과가 기각되었다. 이는 부하특성인 능동적 참여는 지휘관이 거래적 리더십 행동요인보다는 변혁적 리더십 행동요인을 발휘할 때 조절기능을 갖는다는 것을 의미하고, 육군의 지휘관들이 지휘활동을 함에 있어서, 병사들의 적극적이고 능동적인 참여의 유도가 중요하지만 리더십 효과 발휘를 극대화 하기 위해서는 변혁적인 행동요인을 잘 활용해야 함을 시사하고 있다. 본 연구를 통해 부하들의 직무만족을 위해 지휘관들이 변혁적 거래적 리더십의 행동요인을 적극 함양해야 하되, 특히 부하들의 능동적 참여 유도를 통한 변혁적 행동요인 함양에 더욱 관심을 가져야 함을 밝혔다.

중국 호텔 관리자의 리더십이 조직 혁신 행동에 미치는 영향: 심리적 임파워먼트의 매개효과를 중심으로 (The Impact of Manager's Leadership on Organizational Innovation Behavior in China's Star-Rated Hotel Industry: Focused on the mediating effect of Empowerment)

  • 본 연구는 중국 충칭지역의 호텔 구성원들을 대상으로 관리자의 리더십이 조직 혁신 행동에 미치는 영향을 연구하는데 그 목적이 있다. 이를 위해 중국의 현지호텔 244명을 대상으로 설문조사를 실시하여 SPSS 23.0을 통해 변혁적 · 거래적 리더십과 심리적 임파워먼트, 조직 혁신 행동의 구조적 관계를 규명하였다. 결과를 요약하면 첫째, 변혁적 · 거래적 리더십은 조직 혁신 행동에 정(+)에 영향을 미치는 것으로 나타났다. 둘째, 변혁적 · 거래적 리더십은 심리적 임파워먼트에 유의한 영향을 미치는 것으로 나타났으며, 셋째, 심리적 임파워먼트는 조직 혁신 행동에 긍정적인 영향을 미치는 것으로 확인되었다. 마지막으로 심리적 임파워먼트는 변혁적 · 거래적 리더십과 조직혁신 행동 간의 부분적으로 매개역할을 하는 것으로 분석되었다. 결과에 따르면 관리자들이 변혁적 · 거래적 리더십의 적극적인 실천으로 조직의 혁신을 이루는데 기여할 수 있는 것으로 확인되었다. 향후 연구에서는 리더십 유형을 확대한 연구가 필요할 것으로 보인다.
