대학행정조직(大學行政組織)의 팀제 도입.운영(導入.運營)에 관한 연구(硏究) (A Study on the Introduction and Management of the Team Organization in College Administrative Systems)

  • The purpose of this study is to present the problem of the introduction and management and the method of activation of the team organization in college administrative systems through the theoretical study about the team systems and the actual proof study already introduced and operated in colleges and enterprises. The scopes of the subject of theoretical study are the concept of team systems, the type of systems, the strategy of introduction and management, the problem of management and the tactics of activation. The scopes of the theoretical study are the field of systematic structure and that of introduction and management. In order to activate the team organization of college administrative systems, we must study three points such as empowerment, construction of learning team and the method of personal management. For the sake of conducting the team organization efficiently, we must consider four fields. They are as follows: First, considering the continual efforts for reorganization is the most important precondition. Second, the device of supplement related with introduction of systems such as evaluation of merits, promotion and budget must be prepared as soon as possible. Third, in order to introduce the systems, the improvement of systems is needed. Fourth, it must be accompanied by redesigning the whole business process. Especially, in the introduction of team organization, it is important above all to introduce suitable constitution or situation of business. And making a constant effort and preparation for solving problems is essential to successful management of team organization.

사회복지실천에서 리더의 변혁적 리더십이 사회복지사의 역량강화와 자기효능감에 미치는 조절효과에 관한 연구 (Centering Effect of the Transactional Leadership between the Social Worker Empowerment and Social Work Self-Efficacy in Social Work Practice)

  • 본 연구는 사회복지 실천에서 사회복지사의 역량강화와 자기효능감 간의 관계를 밝히고, 변혁적 리더십이 이들 관계를 조절하여주는지 살펴보기 위하여 시도되었다. 조사는 서울의 사회복지기관에서 근무하는 사회복지전담공무원과 사회복지사를 대상으로 진행되었으며 390명의 자료가 최종분석에 활용되었다. 조사도구로는 사회복지사 역량강화, 사회복지 자기효능감, 변혁적 리더십 척도 등이 사용되었으며, 수집된 자료는 SPSS/PC+ 12.0을 사용하여 기술통계분석, 피어슨의 상관관계, 신뢰도 분석, 요인분석, 다중선형회귀분석, 일반선형모델 분석을 실시하였다. 연구결과 역량강화와 변혁적 리더십의 정도가 높을수록 사회복지사의 사회복지 자기효능감이 높은 것으로 나타났다. 그리고 역량강화 하위요소 가운데 전문적 활동과 사회복지사의 사회복지 자기효능감 간의 관계에서 사회복지사가 인지하는 리더의 변혁적 리더십의 조절효과가 나타났다. 결론적으로 사회복지사가 인지한 리더의 변혁적 리더십의 수준이 높은 집단의 사람들보다는 낮은 집단의 사람들에게서 상대적으로 사회복지사의 전문적 활동이 사회복지사의 자기효능감에 미치는 영향이 높게 나타났으며, 이러한 결과는 전문적 활동을 수행해야 하는 사회복지사와 사회복지기관에 시사해 주는 바가 크다.

병원 구성원의 조직 충성도에 관한 연구 - 서울의 한 대학병원 전체구성원을 중심으로 - (A Study on Organizational Loyalty of Hospital Employees; Focusing on Overall Members at a University Medical Center in Seoul Metropolitan Area)

  • This study examines organizational qualities such as vision, mission, teamwork, fairness, and empowerment and their effects on organizational members. As a result of analysis, these qualities are identified to affect member satisfaction, but not to affect job involvement. Member satisfaction affects job satisfaction, and this relationship retains indirect influence through an increase in member satisfaction. Further, improved member satisfaction and job involvement are found to affect organizational commitment. These results are derived from complete enumeration on members of an organization where particular traits such as member position, job classification, and the privity of contract are intermixed. In case where research is conducted on the aforementioned traits separately, different results would be anticipated depending on each trait. The implications of this study are as follows. First, clear-cut organizational vision and mission established by the top management of an organization prevent confusion amongst its members, and thus have the highest level of effect on member satisfaction. Second, teamwork in reference to the. relationship amongst team members of a work group and goal awareness improves member satisfaction. Third, autonomy for job performance and related empowerment improve member satisfaction. Last, fairness in wages and promotion affects member satisfaction. Therefore, internal qualities of an organization perceived by its members have a higher degree of influence over external qualities including compensation and promotion on the members. In addition, these internal qualities indirectly affect job involvement through an increase in member satisfaction, and, in turn, member satisfaction and job involvement affect organizational commitment of the members. In case of member satisfaction, not only does it affect organizational commitment of the members of an organization directly, but also affects organizational commitment indirectly through job involvement. This study is conducted with only one hospital in consideration, and thus its findings may not be generalized for every medical organization. However, this study retains distinct attributes of complete. enumeration, and the precedence of each variable is closely investigated.

유통·호텔 종사원의 팀에 대한 몰입의 선행요인과 결과요인에 관한 연구 (A Study of Precedence and Result Factors on Team Commitment on Distribution and Hotel Employees)

  • Purpose - The purpose of this study is to identify team commitment affecting employees' innovative activities and factors affecting team commitment including empowerment by leaders and job enrichment factors. In other words, so as to explain outcome variables of innovative activities, this study aims to emphasize employees' attachment roles towards their groups within nomological network, and identify the motives encouraging employees' innovative activities. The research purpose is significant due to the realistic situation of hotel industry. The reason why innovative activities are important can be found in recent changes of business environment. Also, unlike other various studies on precedence factors encouraging employees' innovative activities, this study classified those precedence factors into job and leader characteristics, and it emphasized the importance of team commitment as the process that job and leader characteristics are connected to innovative activities. Research design, data and methodology - The survey for this study was conducted during October 6th ~ November 10th in 2014 to the employees who are working in 5-star hotels in Korea. As for the selection of hotels and sampling method, convenience sampling method was used to the employees in 5-star hotels. Self-report method was used in the survey, judging that the employees' characteristics would be relatively homogeneous. 311 questionnaires were distributed in total, and 275 reponses were collected. After excluding the missing and unreliable responses, 245 questionnaires were used in the research. SPSS and AMOS programs were used for the analysis. Results - First, empowering leadership had positive effects on hotel employees' team commitment. It indicates that hotel employees are more committed to their team when their leaders set examples, provide information, and involve employees in decision-making process. Second, as a result of the relationship analysis in task diversity, task significance, task identity and team commitment, task diversity and task significance had significant effect on team commitment, while task identity had no significant effect on team commitment. It indicates that team commitment is enhanced when the employees can conduct diverse types of jobs and get more opportunities to talk with the guests. Also, the repetition for the same jobs in hotel rooms and the space for preparing food and beverage do not lead to team commitment, even though the employees fulfill their duties to the end. Third, hotel employees' team commitment has positive effect on their innovative activities. It indicates that employees voluntarily conduct innovative activities when they are attached to their team and identifies themselves with the team. Conclusions - There are theoretical and practical implications in this study. First, in terms of the theoretical perspective, this study proposes structural framework in team commitment, and it identifies the psychological mechanism in team commitment from the aspect of social exchange, which resulted in identification of precedence factors related to team commitment. In addition, this study presents new possibilities for relevant studies about team commitment by examining the effect on team commitment when the importance of innovative activities is emphasized in recent business environment.

치과위생사의 LMX (Leader-Member Exchange)와 임파워먼트가 조직성과에 미치는 영향 (The Effects of Dental Hygienists' LMX (Leader-Member Exchange) and Empowerment on Organizational Performance)

  • 치과위생사의 리더-구성원 교환관계(LMX)와 임파워먼트가 조직의 성과에 미치는 영향을 살펴봄으로써 치과위생사조직에서의 인적자원관리와 치과위생사의 직무만족과 조직몰입을 도모하여 조직업무성과를 높이는 데 기여하고자 한다. 2015년 3월 2일부터 3월 31일까지 울산, 부산, 대구 지역 치과의료기관에 종사하는 치과위생사 324명(회수율 92.6%)을 분석대상으로 하였고 설문조사 결과는 다음과 같다. 리더와 구성원의 교환관계(LMX)는 치과병원에 근무하는 치과위생사가 높은 점수를 보였고, 임파워먼트는 직위가 높을수록, 나이가 많을수록, 학력이 높을수록 임파워먼트가 높은 것으로 나타났다. 리더-구성원 교환관계(LMX), 임파워먼트, 직무만족, 조직몰입은 유의한 양의 상관관계를 보여 치과위생사의 리더-구성원 교환관계(LMX)가 원활하고 임파워먼트가 높을수록 직무만족과 조직몰입 수준이 증가하고 있음을 파악할 수 있다. 치과위생사들의 직무만족에 가장 큰 영향을 미치는 요인은 의미성(${\beta}=0.325$, p<0.001)이며, 조직몰입(${\beta}=0.264$, p<0.001), 역량성(${\beta}=0.164$, p<0.01)순으로 나타났다. 치과위생사들의 조직몰입에 가장 큰 영향을 미치는 요인은 LMX(${\beta}=0.321$, p<0.001)이며, 직무만족(${\beta}=0.275$, p<0.001), 의미성(${\beta}=0.210$, p<0.001)순으로 나타났다. 이상의 결과를 종합해 볼 때 치과의료현장에서 종사하는 치과위생사의 리더-구성원 교환관계(LMX)와 임파워먼트가 직무만족과 조직몰입에 영향을 주므로 치과위생사조직의 관리자와 팀원간의 상호교환관계형성과 임파워먼트 증진을 위한 다양한 교육프로그램 개발이 마련되어야 할 것이다.

CRM 활성화를 위한 조직관련 요인에 대한 연구: 학습조직이론을 바탕으로 (A Study on the Organizational Factors for the Activation of CRM: Learning Organization Theory Approach)

  • 본 연구는 우리나라의 CRM 발전을 위해 어떠한 조직문화가 형성되어야 하는가에 대한 이론적, 실증적 연구를 수행하는데 그 목적을 두었다. 본 연구는 먼저 인사조직 분야의 학습조직이론을 도입하여 CRM의 활성화를 위해서는 어떠한 조직문화가 조성되어야 하는가를 제안하고 그 결과 CRM의 활성화를 위해서는 개인학습의 활성화와 전사적 차원에서의 정보공유의 활성화가 전제되어야 함을 도출하였다. 더 나아가 개인학습의 활성화 차원에서는 전사적 참여, 권한이양을 통한 실험적 시도의 활성화, 최고경영진의 조성적 리더십 등의 세 가지 요인을, 정보공유의 활성화 차원에서는 커뮤니케이션의 활성화 및 조직기업의 보유 등의 두 가지 요인을 도출하였다. 또한 본 연구에서는 우리나라 CRM관련 실무자를 대상으로 하는 설문조사를 통해 본 연구에서 제시된 내용들을 실무적인 관점에서 검증하였다.

정보시스템 품질, 조직압력, 팀 풍토가 정보시스템 전유에 미치는 영향과 과업성과 (Effect of Information System Quality, Organizational Pressure, and Team Climate on the Appropriation of an Information System and Related Task Performance)

  • 최근 정보기술의 발달로, 군에서도 정보시스템의 활용이 활발히 이루어지고 있다. 특히 포병화력지원부대에서는 임무수행을 위한 정보시스템으로 전술사격지휘 시스템(BTCS-A1)을 활용하고 있다. 하지만, BTCS-A1이 각종 정보를 제공하고 사격지휘 절차를 자동화하여 사격시간을 단축하는 등 임무수행에 도움이 되는 정보시스템으로 인식되고는 있지만, 시스템이 제공하는 효과성이나 포병부대의 성공적인 임무수행을 위한 기여정도에는 여전히 논쟁의 여지가 있다. 따라서, 본 연구는 적합구조화이론(Adaptive Structuration Theory)에 근거하여 BTCS-A1의 활용을 전유(Appropriation)로 개념화한 후, BTCS-A1의 전유가 포병 사격지휘팀 구성원의 과업성과(Task Performance)에 어떻게 영향을 주는지를 조사하였다. 또한, BTCS-A1의 전유에 영향을 주는 다양한 요인으로 기술적 특성(정보시스템 품질), 조직환경 요인(조직압력), 사격지휘팀의 내부 환경요인(팀 학습풍토, 팀 권한위임풍토)을 고려하여 연구가설과 모형을 제시하였다. 설문분석 결과, 조직압력, 팀 학습풍토, 팀 권한위임풍토가 정보시스템의 전유를 촉진하였으며 정보시스템의 전유는 과업성과를 개선한다는 결과를 얻었다. 반면 정보시스템품질은 정보시스템의 전유에 유의미한 영향이 없는 것으로 나타났다. 본 연구는 BTCS-A1을 사용하는 포병부대가 정보시스템의 활용을 통하여 과업성과를 향상하기 위해서는 정보시스템의 제공과 사용의 강조뿐만 아니라 시스템 활용을 위한 상급자의 관심과 제도적 장치의 지속적인 고려가 필요하고, 팀 학습풍토와 권한위임풍토의 여건을 마련해주는 조치가 중요하다는 시사점을 발견하였다.

보건교사의 COVID-19상황 대응 경험 (School Health Teachers' Experience of Coping with the COVID-19 Pandemic)

  • Purpose: This study was conducted to describe the experience of school health teachers in regard to the COVID-19 pandemic in South Korea. Methods: We conducted a qualitative study using content analysis. Ten school health teachers were recruited from 6 elementary schools, 2 middle schools and 2 high schools in Seoul, using purposive sampling. They participated in semi-structured in-depth interviews in person or using an online communication system from January to February, 2021. Interviews were transcribed verbatim and analysed using qualitative content analysis. Results: Three main categories and nine generic categories emerged from the analysis. Firstly, it was discovered that school health teachers had psychological and physical stress to cope with COVID-19 due to the 1) fear of the unexpected infectious disease, 2) burden of having to deal with it alone, 3) breakdown of personal life and physical exhaustion and 4) heavy duty as a health teacher caused by the lack of an organic cooperation system with institutions related to school infectious diseases. Secondly, school health teachers had an increased sense of empowerment in regard to infectious disease management as a result of 1) feeling rewarded and appreciated and 2) gaining confidence and trust in infectious disease management. Finally, school health teachers experienced the urgent need for an effective response strategy for infection control because of the 1) confusion over infectious disease response due to lack of practical manuals applicable to the field as well as training, 2) disappointing response system without an expert response team dedicated to managing infectious diseases in schools, and 3) growing awareness of the need for change. Conclusion: It is expected that school health teachers' experience of COVID-19 will be used as important data for building effective and advanced school infectious disease response systems.

RELATIONAL CONTRACTING: THE WAY FORWARD OR JUST A BRAND NAME?

  • Accounts of the development of a successful construction project often stress the importance of team relationship, project environment and senior management commitment. Numbers of studies carried out in the past decades indicate there needs to be a change of culture and attitude in the construction industry. In order for a turn around in the industry, relational contracting approaches have become more popular in recent years. However, not all relational contracting projects were successful. This paper details the fundamental principles of relational contracting. It further reports findings of a research currently taking place in Australia, how effective is relational contracting in practice. The problem addressed in this research is the implementation of relational contracting: • Throughout a range of projects • With a focus on client body staff The context within which the research was undertaken is: • Empowerment, regional development and promotion of a sustainable industry • The participating organisations have experience of partnering and alliancing • Success has been proven on large projects but performance is variable • Need has been identified to examine skill sets needed for successful partnering/alliancing The practical rationale behind this research is that: • Partnering and alliancing require a change of mind set - a culture change • The Client side must change along with contracting side • A fit is required between organisation structure and organisation culture Research Rationale: The rationale behind this project has been to conduct research within participating organisations, analyse, rationalise and generalise results and then move on to produce generic deliverables and "participating organisation specific" deliverables. This paper sets out the work so far, the links between the various elements and a plan for turning the research output into industry deliverables.

부모참여형 다문화 부모교육 프로그램 개발 및 운영과정에 대한 질적 사례 연구: 초등학교 저학년 자녀를 둔 결혼이민자 가정을 중심으로 (Qualitative Case Study on the Development and Management of Parent Participation education Program - for Multi-cultural Parents with Children in early elementary School -)

  • 본 연구는 초등학생 저학년 자녀를 둔 다문화 부모가 부모교육의 개발과 진행과정에 참여함에따른 부모교육의 개발 및 운영과정을 살펴보고, 프로그램의 성과 및 성과요인을 살펴보고자하였다. 이를 위해 프로그램 개발 및 운영과정에 대한 사례연구를 수행하여 심층면접, 문서자료 검토 등의 방법을 통해 자료를 수집하고 분석하였다. 다문화 부모교육은 프로그램 기획, 진행, 종결의 3단계로 진행되었으며, 진행단계마다 부모들의 참여를 통해 의견을 반영하는 과정으로 운영되었다. 다문화 부모교육 프로그램의 성과로는 '부모로서의 성장', '새로운 다문화 형성', '지지체계 형성' 이라는 3개의 상위범주와 8개의 하위범주로 나타났다. 또한 성과 도출요인으로 '당사자 주도형 프로그램 개발', '부모 참여형 프로그램의 구성과 운영', '유연한 집단운영구조의 활용', '당사자 및 연구진, 운영진 간 긴밀한 상호교류와 소통' 등으로 나타났다. 이러한 결과를 기반으로 향후 실천현장에서 효과적인 다문화 부모교육 프로그램 개발 및 운영을 위한 제언을 제시하였다.
