조직문화와 이직 관계에 대한 실증적 고찰: 개인특성의 조절효과를 중심으로 (Organizational Culture and Turnover: Focusing on Moderating Effects of Personal factors)

  • Many empiric research findings have supported that the characteristics and strength of Organization Culture(OC) is closely related with organizational performance(absenteeism, job satisfaction, cohesiveness and turnover etc.). The first purpose of this study is to review the relationship between OC and turnover as a performance factor, and the second and primary purpose is to test the moderating effects of personal factors(sex, educational career, rank, occupation, marital status, job switching, age, company tenure and job tenure) between OC and turnover. For the analytical purpose of this article, OC type is categorized as Maintainable Culture(MC), Affiliation Culture(AC), Progressive Culture(PC) and Rational Culture(RC) based on Quinn(1985). The empirical results are as followings: Moderating effects are found in sex(with MC and RC), educational career(with MC, PC and RC), job switching(with MC and RC).

119 구급대원의 직무만족도와 이직의도와의 관계 (The Relationship Between The Job Satisfaction and The Turnover Intention of 119 Emergency Medical Technicians)

  • Objective : The objective of this study was to survey the job satisfaction and turnover intention of 119 emergency medical technicians who are fire fighters and, at the same time, provide emergency patients with first aid, to examine the correlation between their job satisfaction and turnover intention, and to provide basic materials for the human resource management of 119 emergency medical technicians. Method : The survey was conducted with 152 119 emergency medical technicians working at fire stations in an area of Gyeonggi-do during the period from July 15 to September 14, 2009. Job satisfaction was measured with a tool developed by Kim Sun-sim and Kwon Hye-ran (2002) based on the Index of Work Satisfaction, and turnover intention with the tool developed by Becker (2002) and translated and used by Cho Yeong-sook (2002). The questionnaire was composed of 11 questions on general characteristics, 35 on job satisfaction, and 4 on turnover intention, so a total of 50 questions. The reliability of the questionnaire was Cronbach's ${\alpha}=0.922$ for job satisfaction and Cronbach's ${\alpha}=0.854$ for turnover intention. Using SPSS 14.0, we obtained frequencies, percentages, means, and standard deviations, and performed independent two-sample t-test, one-way ANOVA, and Pearson correlation analysis, and Cronbach's ${\alpha}$. Results : 1) The mean score of the 119 emergency medical technicians' job satisfaction was 2.71, and that of their turnover intention was 2.64. By area of job satisfaction, the mean score was 3.44 for the area of job itself, 2.92 for the interaction area, 2.67 for the organizational demand area, 2.64 for the autonomy area, 2.14 for the wage area, and 1.91 for the working condition area, showing that emergency medical technicians were generally satisfied with their job itself but not with their working condition. 2) As to difference according to the 119 emergency medical technicians' general characteristics, statistically significant difference was observed in job satisfaction according to license type (F = 4.729, p < .010), and in turnover intention according to position (F = 3.768, p < .025). 3) The 119 emergency medical technicians' job satisfaction and turnover intention was in a negative correlation with each other (r = -.44, p < .000) in general, and by the sub-areas of job satisfaction, the correlation with turnover intention was high in order of the autonomy area (r = -.42, p = .000), interaction area (r = -.42, p = .000), job itself (r = -.35, p < .000), organizational demand area (r = -.30, p = .000), wage area (r = -.23, p = .000), and working condition area (r = -.21, p = .008). Conclusion : The 119 emergency medical technicians' job satisfaction showed a negative correlation with their turnover intention. This suggests that turnover intention can be reduced by improving job satisfaction. Furthermore, 119 emergency medical technicians' job satisfaction was high with the job itself, showing their high pride in their job, but was low with working condition and wage. Thus, it is necessary to enhance their job satisfaction by improving the 24-hour work system through supplementing manpower, compensating for overtime works, adjusting work hours per week, etc. These results are expected to be useful in making human resource management plans to lower turnover intention by enhancing 119 emergency medical technicians' job satisfaction.

치과위생사의 서번트 리더십 지각수준이 직무만족, 조직 몰입 및 이직의사에 미치는 영향 (Impact of Servant Leadership Perception on Job Satisfaction, Organizational Commitment and Turnover Intention of Dental Hygienists)

  • The purpose of this study is to examine impacts of servant leadership perception of dental hygienists on organizational commitment, job satisfaction and turnover intention as strong predictors of turnover rate. These data were collected from the structured questionnaire survey, from April 1 through April 30, 2011, to 383 people among those in the field of dental hygiene affairs, working for nine dental hospitals or twenty-four dental clinic under two dental university hospital in capital area. The principal findings of this research are as below; First, servant leadership perception had a significantly positive influence on job satisfaction and organizational commitment. Also servant leadership perception of dental hygienists had a significantly negative influence on turnover intention. Second, job satisfaction and organizational commitment of dental hygienists has a negative influence on turnover intention. Third, servant leadership perception of dental hygienists were revealed as a meaningful effects ones on job satisfaction and organizational commitment, but they didn't have meaningful effect on turnover intention. However, we can understand that servant leadership perception have indirect effect on turnover intention via job satisfaction and organizational commitment. This result indicates that the managers of dental hospital and clinic should perceive that the consistent management effort to improve servant leadership can increase job satisfaction, and finally will increase the organizational commitment that means the loyalty to organization. In short, hospital operators and managers should examine each manager's qualification, type and style of leadership in the hospital organization, and they must develop lasting programs for effective education and training for developing characteristics of leadership are in needed to have managers with appropriate managerial mind to respective post and status.

청년 취업자의 기업규모별 이직 결정요인 및 임금효과 (Youth Employees Turnover Determinants by Business Scale and Wage Effects)

  • 본 연구는 청년패널데이터(2009년~2014년)를 병합하여 청년취업자의 기업규모별 이직 결정요인 및 임금효과를 분석하였으며, 그 결과는 다음과 같다. 첫째, 기업규모별 이직률(정규직 기준)은 소기업 25.6%, 중기업 25.1%, 대기업 17.2%로 나타나 기업규모가 클수록 이직률이 낮았다. 둘째, 청년취업자의 이직사유는 근로조건 불만 40.3%, 직무불일치 39.2%, 개인사유 11.8%순으로 나타났으며, 직무불일치에 따른 이직은 중소기업(38.5%)보다 대기업(41.5%)이 더 높았다. 셋째, 이직여부에 따른 직장만족도와 직무-전공 일치성을 분석한 결과, 모든 영역에서 직장만족도와 직무-전공 일치성이 낮을수록 이직률이 높았다. 넷째, 패널회귀분석을 통해 기업규모별 이직 결정요인을 분석한 결과, 이직에 유의한 영향을 미친 변수는 임금과 고용형태 등 객관적 근로조건뿐만 아니라 직장만족도와 직무-전공일치도 변수 등도 이직률을 낮추는 것으로 분석되었다. 다섯째, 이직여부에 따른 임금격차는 이직한 청년취업자가 3.1%정도 낮았으며, 이러한 임금격차는 시간의 흐름에 따라 더욱 확대되었다. 다만 고용형태(비정규직${\rightarrow}$정규직)와 기업규모(중소기업${\rightarrow}$대기업)가 변경된 이직은 그렇지 않았다. 따라서 청년취업자들의 이직률을 낮추기 위해서는 객관적 근로조건과 더불어 전반적인 직장만족도와 직무-전공 일치성을 높일 필요가 있으며, 청년취업자는 이직을 하는 것 보다는 동일한 기업에 장기간 근무하는 것이 합리적 선택이라고 할 수 있다.

Impact of Leadership, Empowerment, and Organizational Effectiveness on Turnover Intention for Employees of Korean Dental Clinics

  • This study inquires into employee's intent to leave in South Korean dental clinics. A systematic research was undertaken on theories of leadership types, job satisfaction, organizational commitment and empowerment, and then interaction between these variables was verified based on quantitative data by using Structural Equation Model (SEM). The findings suggest that making improvements of empowerment, job satisfaction, and organizational commitment demand individualized consideration and charisma, the components of transformational leadership. As a way to reduce turnover intention, the role of job satisfaction and organizational commitment was more influential than that of empowerment. Also, a combination of charisma of transformational leadership and contingent reward of transactional leadership turned out to be the ideal leadership type to reduce turnover intention. Lastly, the harmony of individual goal with that of organization, apparent documentation of reward system, and stress control were recommended as practical solutions to improve organizational profitability and effectiveness and to reduce turnover rate in dental clinics.

남자간호사의 성역할 갈등, 직무만족 및 이직의도와의 관계 (Relationship of Gender Role Conflict and Job Satisfaction to Turnover Intention for Men in Nursing)

  • Purpose: The purpose of this study was to identify the relationship between gender role conflict for men in nursing, job satisfaction, and turnover intention. Methods: The study data were collected between August 1 and September 1, 2015 from 225 men in nursing currently working in 36 Korean general hospitals, each with ${\geq}100$ beds. Frequency and percentages were analyzed, and Pearson correlation coefficient, t-test, ANOVA, and Duncan's test were used. Results: There was no significant difference in gender role conflict based on the general characteristics of the men. In contrast, significant differences in gender role conflict were found in association with the following job-related characteristics: work experience at the present hospital, work department, work unit, and type of work. A significant negative correlation was detected between male gender role conflict and job satisfaction, a positive correlation was found between male gender role conflict and turnover intention. Conclusion: In order to increase job satisfaction and decrease the turnover intention of men in nursing, measures to reduce gender role conflict are needed.

Impact of Work Motivation on Satisfaction and Turnover of Public Universities Lecturers

  • The paper aims to examine the relationship between various types of motivation and satisfaction as well as turnover intentions of public university lecturers. Intrinsic motivation is found to affect both satisfaction and turnover, while for extrinsic motivation, only one type has a significant effect on satisfaction. The web-based questionnaire with convenience sampling was chosen to approach target respondents. Data was collected by sending a link of the questionnaire to the lecturers' email. There were 700 questionnaires collected. Of which 681 valid responses, after screening out unusual questionnaires. In order to fulfill these aims, the authors employed structural equation modeling with maximum likelihood method supported by AMOS software with 681 valid samples. The evidence confirms the high correlation between intrinsic motivation and satisfaction for university lecturers which has been shown in previous studies. With regard to extrinsic motivation, extrinsic regulation (material) is found to have a positive influence on satisfaction, meaning financial rewards and job security will lead to his contentment while introjected regulation is a source of dissatisfaction. The results also demonstrate that intrinsic motivation is negatively correlated with turnover intentions. A person who is interested in the job itself is less likely to leave his or her job due to a keen passion for it.

종사원의 고용형태에 따른 직무만족과 이직의도 영향 관계 -한식 체인레스토랑을 중심으로- (Effects of Job Satisfaction on Turnover Intention by Employment Type -Focused on franchised Korean restaurants-)

  • 본 연구의 목적은 한식의 세계화 추세에 따라 외국에 진출(경험)한 한식 체인레스토랑의 종사원을 대상으로 고용형태에 따른 직무만족 요인과 이직의도와의 영향 관계를 규명하여 인사정책의 수립에 있어 도움을 주는데 있다. 이를 위해 2014년 2월 3일부터 23일까지 5개사를 선정, 본사 담당자의 도움을 받아 설문조사를 실시하였으며, 전체 300부 중 292부를 수거, 다수의 결측값이 존재하거나 불성실하게 응답한 설문지 21부를 제외한 271부를 본 연구의 분석자료로 활용하여, t-test와 다중회귀분석을 실시하였다. 이에 따른 본 연구의 결과 첫째, 직무만족 요인 중 업무만족과 상사만족 요인에서 두 집단 간 유의적인 차이를 보였으며, 둘째, 이직의도에 미치는 직무만족 요인의 영향 관계는 업무만족, 승진만족, 보수만족 순서로 유의한 부(-)의 관계를 보였다. 이러한 연구결과를 바탕으로 시사점과 연구의 한계점 및 향후 연구방향을 제시하였다.

Customer Satisfaction Management and Service Quality According to the DISC Behavior Type

  • Purpose: This study aims to explore the service improvement and marketing strategy to measure the effect of the DISC (dominance, influence, steadiness, conscientiousness) behavior type of hair salon workers on service quality and marketing. Research design, data and methodology: 236 responses were analyzed by distributing questionnaires to hair salon workers through SNS. Factor analysis and reliability analysis were applied and the influence of job factors on work satisfaction and turnover intention, and the statistical significance of the DISC behavioral type adjustment effect verified. Results: First, among the general characteristics of the survey subjects, the most common respondents were women and interns in their twenties, with less than four years of experience and less than three years of work experience on site. Second, the working environment, employee relations and compensation policies caused by work-related factors have shown a major influence on work satisfaction. Third, the working environment and human relationships among the job factors have an impact on turnover intention. Conclusions: The working environment, human relations, and compensation system derived as job factors had a crucial effect in service quality and marketing on job satisfaction, and among job factors, working environment and human relations had a significant influence on turnover intention.

대학병원 비정규직의 이직의도에 미치는 영향 (Predictors of Turnover Intention among Non-regular workers in University Hospitals)

  • 본 연구는 대학병원 비정규직의 이직의도에 미치는 영향을 분석하였다. 설문대상은 전국 7개 대학병원에 근무하는 비정규직 292명을 대상으로 2017년 12월 1일부터 12월 31일까지 실시하였다. 분석방법은 일반적 특성에 따른 이직의도 분석을 위해 ANOVA, t-검정을 하였으며, 이직의도에 미치는 영향 분석을 위해 다중회귀분석을 하였다. 연구의 주요 결과는, 환경불공정성, 고용불안정성, 차별경험은 이직의도에 유의한 양(+)의 영향력을 보였고, 직무만족과 나이, 고용형태는 유의한 음(-)의 영향력이 있었다. 특히 갈수록 경쟁이 치열해지는 의료시장에서 병원의 많은 부분을 차지하고 있는 비정규직에 대한 차별이 높고, 이직의도가 높은 것은 장기적으로 병원경영과 양질의 의료서비스 제공에 부정적 영향을 미칠 수 있다. 정부는 적극적으로 비정규직을 위한 정책을 수립과 지원이 필요하고, 병원들은 비정규직을 위한 복지, 임금, 근무환경 등에서 실질적인 변화가 필요하다.
