종합병원 간호사의 조직특성, 직무만족, 직무배태성 관련 이직의도 모형 (A Structural Model of Hospital Nurses' Turnover Intention: Focusing on Organizational Characteristics, Job Satisfaction, and Job Embeddedness)

  • Purpose: This study was done to build and verify a model of clinical nurses' turnover intention using organizational characteristics, job satisfaction and job embeddedness. Methods: The study participants were 389 hospital nurses. SPSS and AMOS 22.0 program were used to analyze the data and the modeling of turnover intention. Results: A total of 41% of turnover intention was explained by job satisfaction, job embeddedness and organizational characteristics. Nurses with higher job satisfaction and job embeddedness showed lower turnover intention, while organizational characteristics had an indirect effect on their turnover intention. It was found that organizational characteristics had positive effects on both job satisfaction and job embeddedness, and job embeddedness played a mediating role between organizational characteristics and turnover intention. Conclusion: To reduce nurses' turnover intention, hospitals' organizational characteristics should be considered. Nurse managers should strive to increase nurses' job satisfaction and job embeddedness through an understanding of the factors of organizational characteristics such as organizational fairness, nursing work environment, motivation, organizational citizenship behavior, and transformational leadership.

The Relationship between Sleep Disorders, Job Satisfaction, Practicing Health Promoting Behavior, Quality of Life and turnover intention of Shift Nurses and Non-shift Nurses

  • The purpose of this study was to examine the relationship between sleep disorders, job satisfaction, health promotion behavior, quality of life, turnover intention. And also to find the predicting factors on turnover intention of shift and non-shift nurses. A descriptive study design was used. Study subjects were 239 nurses worked as a shift (167) and non-shift (72) in two general hospitals in P city. Turnover Intent, Sleep disorders, Job satisfaction, practicing health promotion profile and quality of life scales were used to collect the data. Data were analyzed by descriptive statistics and Pearson's correlation coefficient for find the relationship between study variables. Stepwise multiple regressions used to find predicting factors of turnover intention with other variables. The shift group showed lower Job satisfaction, practice of health promotion behavior and intention of turnover than non-shift nurses. The most important predictive factors of turnover intention in of shift group was job satisfaction (β =-. 477, p <.001) and non-shift group was health promotion behavior (β =-. 295, p = .040) than other factors. Findings showed that turnover intention highly influenced by job satisfaction than health promoting behavior and quality of life. This study suggests organizational efforts to provide sufficient staffing and nurse managersshould make more concentration to allot work schedule in order to avoid over load shift nurses and promote quality of client care.

고용주의 안전 의무 불이행과 심리적 계약 위반이 근로자의 안전행동과 이직의도에 미치는 효과 (The Effects of Employers' Breach of Safety Obligation and Violation of Psychological Contract on the Workers' Safety Behaviors and Turnover Intention)

  • This study examined the effects of employers' breach of safety obligation and violation of psychological contract on the workers' safety behaviors and turnover intention. Especially, this study examined a mediating effect of violation of psychological contract on the relationship between employer's breach of safety obligation and workers' safety behavior and turnover. 198 workers were asked to respond to the questionnaires that measured various demographic variables, employers' breach of safety obligation, violation of psychological contract, safety behavior, turnover intention. A hierarchical regression was conducted to identify variables that had significant relationships between employers' breach of safety obligation and employees' safety behavior and turnover intention, and to examine the mediating effect of violation of psychological contract. Results indicated that the employers' breach of safety obligation significantly predicted both workers' safety behaviors and turnover intention. It was also found that the violation of psychological contract was a significant predictor for both workers' safety behavior and turnover intention. In addition, violation of psychological contract was found as mediating effect on the relationship between employers' breach of safety obligation and workers' safety behavior and turnover intention. Based on these results, the implications of this study and suggestions for future research were discussed.

병원 간호사의 감정노동, 임파워먼트, 직무소진 및 이직의도 간의 관계 (The Relationship of Emotional Labor, Empowerment, Job Burnout and Turnover Intention of Clinical Nurses)

  • Purpose: The purpose of this study was to identify the relationships among emotional labor, empowerment, job burnout, and turnover intention. Methods: The design of this study was a cross-sectional descriptive study. The subjects of this study were 358 nurses working for over 6 months in Seoul and Gyeonggi-do. The data were collected from 4th to 30th of September, 2009 through one-to-one interviews. Survey data were analyzed using t-test, one-way ANOVA, Pearson's correlation coefficient, and hierarchical regression. Results: We find the positive correlation of turnover intention with emotional labor and with job burnout, but the negative correlation of empowerment with job burnout and with turnover intention. The nurses' turnover intention scores were relatively low with 1.30. Job burnout, shift work, and frequency of turnover were predictors of turnover intention. The most powerful predictor variable was job burnout (${\beta}$=.420, p<.001). We find that emotional labor and empowerment as determinants of turnover intention are not significant. Conclusion: These results suggest that manager should consider shift work of nurses and job burnout in order to manage nurse organization and resource effectively.

간호사의 양육스트레스와 이직의도의 관계 (The Relationship Among Nurses' Parenting Stress and Turnover Intention)

  • Purpose: The purposes of this study were to understand correlation of parenting stress and turnover intention of nurses, and to provide basic data for effective nursing management. Methods: Subjects included 287 nurses who had children and worked in hospitals. Data were collected through organized questionnaires from September 1st to 30th 2010. Collected data was analyzed with descriptive statistics, t-test, ANOVA, correlation analysis using PASW statistics 18 program. Results: The average score for parenting stress of the participants was 3.12 out of 5. Nurture stress was statistically different depending on age, job position, shift work, night duty and stages of family development. The average score for turnover intention of the participants was 3.34 out of 5. Turnover intention was statistically different depending on age, number of children and stages of family development. As a result of correlation analysis of parenting stress and turnover intention, turnover intention showed positive correlation with daily stress, stress caused from taking parent role and average parenting stress. Conclusion: This study indicates that parenting stress is related with turnover intention, nursing managers should make efforts to decrease parenting stress in order to reduce turnover intention of nurses.

제조업에 종사하는 정신장애인 근로자의 이직의도 관련요인 (Factors Affecting Turnover Intention of People with Mentally Disabilities Working in Manufacturing Industry)

  • Purpose: The purpose of this study was to identify turnover intentions in workers with mentally disabilities working in manufacturing industry. Methods: Participants were 147 workers with mentally disabled living in B-city and Y-city. The data were collected from September 1st to November 30th, 2011 using self-report questionnaires including measurements of turnover intentions, family support, work volition, working environment, job satisfaction and internalized stigma. Data analysis was done using the SPSS/WIN 18.0 program. Results: The average score for turnover intention was $2.9{\pm}0.7$. Turnover intention was related to job satisfaction, working environment, family support and internalized stigma. The predicting factors for turnover intention were job satisfaction, internalized stigma and gender. Those factors accounted for 41.9% of turnover intention. Conclusion: The results imply that workers with mentally disabled need to reduce internalized stigma as well as to increase job satisfaction in order to decrease turnover intention.

임상 간호사의 괴롭힘, 간호근무환경, 현실 충격이 이직 의도에 미치는 영향 (Effects of Workplace Bullying, Nursing Work Environment, and Reality Shock on Turnover Intention of Clinical Nurses)

  • The purpose of this study was to identify the relationship between bullying, nursing work environment, reality shock and factors of influence on turnover intension. Data were collected from 381 nurses who were under the charge nurse at a hospital with more than 600 beds in Seoul. The collected data were analyzed using the SPSS24.0 program. The mean score for turnover intension was 3.61 ± 0.89. The intension of turnover was correlated with bullying in the workplace (r=0.197, ⍴=.001), the nursing work environment (r=-.409, p=.001), and reality shock (r=.572, p=.001). Variables affecting turnover intension were the work department(β=-0.018, ⍴=.049), working environment(β=-0.424, ⍴<.000), and reality shock(β=0.654, ⍴<.000). The total amount of explanation for turnover intension was 37.3%. The degree of turnover intension of nurses was affected by work in general wards, the experience of workplace bullying and the nursing work environment. To reduce turnover intension, nursing work needs to be analyzed and efforts are needed to establish an effective communication system.

치과위생사의 임파워먼트와 자기효능감, 이직의도와의 관계 연구 (A Study on the Relationship of Empowerment, Self-efficacy, and Turnover Intention of Dental Hygienists)

  • The purpose of this study was to investigate the relationship of empowerment, self-efficacy, and turnover intention of dental hygienists. Date were obtained from 213 dental hygienists who were working at dental clinics, hospitals located in Seoul Kyung-ki. The results were analyzed with spsswin 9.0 and the conclusion is as follows; 1. The level of dental hygienists empowerment was 3.07, self-efficacy was 3.67, and their turnover intention was 2.98. 2. According to the working place and position, there were significant differences in empowerment(p<0.05). 3. According to the experienced-years, position, marriage and turnover experience there were significant differences in self-efficacy(p<0.05). 4. According to the position and marriage, there were significant differences in turnover intention(p<0.05). 5. Empowerment showed significant a positive correlation with self-efficacy and significant a negative correlation with turnover intention. 6. Turnover intention, information structure and opportunity structure accounted significantly for the empowerment structure and self-efficacy. 7. Self-efficacy and GE structure accounted significantly for the turnover intention.

아동간호사의 이직의도 영향요인 (Factors Affecting Turnover Intention in Pediatric Nurses)

  • Purpose: The purpose of this study was to investigate factors affecting turnover intention in pediatric nurses. Methods: A survey was conducted with 212 nurses working in pediatric units at 15 hospitals in Busan, K city. Data were collected from September 1 to October 31, 2014. and analyzed with SPSS PASW 18.0. Results: In Stepwise multiple regression analysis, factors affecting the nurses' turnover intention were emotional burnout (${\beta}$ =.37, p<.001), relationship between nurse and doctor (${\beta}$ =.20, p<.001), turnover plan (${\beta}$ =.17, p<.001), and annual salary (${\beta}$ =-.13, p<.001), and these variables accounted for 32.2% of the variance in turnover intention. Conclusion: The findings indicate that the major factors influencing pediatric nurses' turnover intention are emotional burnout, cooperative relationship between nurse and doctor, turnover plan, and annual salary. Thus, in order to reduce pediatric nurses' turnover intention, it is necessary to develop intervention programs to prevent emotional burnout, the most influencing factor, and enhance cooperative relationship between nurse and doctor and to examine their effects.

치과기공사의 조직 내 갈등 및 직무 만족이 이직 의도에 미치는 영향 (The influences of organizational conflict and job satisfaction on the turnover intention of dental technicians)

  • Purpose: This study aimed at exploring the impacts of organizational conflict and job satisfaction on the turnover intention among dental technicians. Methods: This study utilized a descriptive research design. A structured questionnaire was administered to 159 dental technicians. Of the collected questionnaires, data from 127 valid questionnaires were analyzed using t-tests, analysis of variance, Pearson's correlation coefficient, and hierarchical multiple regression using the IBM SPSS 20.0 statistical package. Results: A positive correlation was identified between organizational conflict and turnover intention (r=0.46, p<0.001); however, a negative correlation was shown between job satisfaction and turnover intention (r=-0.50, p<0.001). A hierarchical multiple-regression model was employed to analyze working hours, unfair treatment from dentists and dental hygienists, organizational conflict, and job satisfaction, which contributed to providing an explanation to 39% of the turnover intention of dental technicians (F=14.16, p<0.001). Furthermore, organizational conflict (β=0.32, p<0.001), job satisfaction (β=-0.31, p=0.003), and working hours (β=0.21, p=0.010) were all shown to affect turnover intention. Conclusion: The impact of the negative consequences of organizational conflict and working hours on the turnover intention should be considered within core strategies for increasing the turnover periods for dental technicians.
