OJT 특성요인과 OJT 성과 간 관계에서 훈련자-피훈련자 관계강도 조절효과 분석: 국내 여행서비스업 초기 경력자를 대상으로 (OJT Characteristics and OJT Outcomes in a Domestic Travel Industry: Moderating Effect of Tie Strength)

  • Purpose - The purpose of this study was to substantiate the relationship between on-the-job training (OJT) characteristic factors and OJT outcomes and the moderating effect of the tie strength between a trainer and a trainee on the relationship. OJT characteristic factors were composed of a unit of work to be learned, trainee's motivation, trainer's ability, OJT design, and OJT support. OJT outcomes included job satisfaction and organizational commitment in the research. The tie strength means a sense of intimacy with a trainer. All of the OJT characteristic factors, OJT outcomes, and the tie strength were defined operationally as the perceived ones by a trainee. Research design, data, and methodology - This study analyzed the data of 302 employees in a domestic travel agency as early career for seven years or less. The main methods for the analysis were multiple linear regression analysis and moderating effect analysis. The whole process of the data analysis was conducted using the SPSS 21.0 for windows. Results - The results of the study are as follows: First, every five element of OJT, including unit of work to be learned, trainee's motivation, trainer's ability, OJT design, and OJT support, showed positive influence on OJT outcomes - job satisfaction and organizational commitment. Second, the tie strength between a trainer and a trainee was positively related with OJT outcomes. Finally, the strength of ties between the trainer and the trainee was found positively to moderate the relationship of a unit of work to be learned, OJT design, or OJT support, with OJT outcomes. However, the moderating effect of the tie strength was not significant statistically between the trainee's motivation or the trainer's ability, and OJT outcomes. Conclusion - In the study, it was demonstrated that every OJT characteristic factors have a positive contribution to job satisfaction and organizational commitment for early career employees. In addition, the study showed the need to pay attention to improve the quality of relationships between trainers and trainees, in order to increase the impact of a unit of work to be learned, OJT design, and OJT support. These findings suggest the implications in the three factors as external factors that constitute OJT. The three factors are made by HRD practitioners who are involved in design and operation of the program as well as their interventions to improve the quality of the relationship between trainers and trainees. On the other hand, it was demonstrated in the research that trainee's motivation and trainer's ability, regardless of their tie strength, have a direct impact on OJT outcomes by itself. Moreover, the trainee's motivation and trainer's ability are intrinsic characteristics, rather than external factors that constitute OJT. Therefore, they are unlikely to be changed by HRD practitioners' interventions. In conclusion, it was argued in the research that the trainee's motivation and trainer's ability should be a consideration in selecting and matching partners in OJT participants before starting OJT.

  • 이 논문에서는 저자가 제안한 전단경간비가 3 이하인 철근콘크리트 보의 부정정 스트럿-타이 모델 및 하중분배율을 이용하여 파괴실험이 수행된 335개 철근콘크리트 보의 극한강도를 평가하였다. 또한 이들 보의 극한강도를 실험 전단강도모델에 기초한 설계기준, 이론 전단강도모델에 기초한 설계기준, 그리고 현행 스트럿-타이 모델 설계기준 등으로 평가하였다. 각 설계기준 및 이 연구의 방법에 의한 극한강도 평가결과를 비교분석하여 저자가 제안한 부정정 스트럿-타이 모델 및 하중분배율의 타당성을 검증하였다.

중소 IT기업의 혁신유형별 네트워크 형태에 대한 실증 연구 (The Empirical Study on the Relationship between Innovation Type and Network Configuration of IT SMEs)

  • 본 연구는 혁신유형과 네트워크 형태간의 관계를 탐색적으로 고찰하였다. 즉, 기업의 혁신유형에 따라 사회적 자본의 특성이 어떻게 다르게 나타나는지를 실증 분석하고 있다. 이 관계를 검증하기 위해 2005년 6월에서 7월 사이에 실시된 "경북 IT기업 기술혁신활동 조사"에서 나타난 168개 기업 자료를 실증적으로 분석하였다. 분석은 IT기업의 기술혁신 유형변수로 '탐색형 기업', '활용형 기업'으로 구분하였고, 사회적 자본은 네트워크의 형태를 나타내는 '구조적 변수'와 강도를 나타내는 '관계적 변수'로 구분하여 구성형태를 분석하였다. 분석 결과, 탐색형 기업에서는 네트워크의 범위가 넓고(sparse network) 약한 연계(weak tie) 관계를 가지는 반면, 활용형 기업에서는 네트워크가 범위를 좁고(dense network) 강한 연계(strong tie) 관계를 가지는 것으로 나타났다.

TV 드라마 제작 프로젝트의 사회 네트워크 연결강도: 성과에 대한 함의 (The Strength of Network Ties in TV Drama Making Project: Performance Implication)

  • 본 연구는 대표적인 프로젝트 기반 조직의 형태인 한국 TV 드라마 제작 프로젝트를 대상으로 하여 핵심 인적 자원들 간의 관계적 특성이 성과에 미치는 영향을 분석하였다. 구체적으로는 사회 네트워크 이론을 기반으로 약한 연결과 강한 연결의 네트워크 성격이 가진 특성과 효용을 검토하고 TV 드라마 제작에 참여하는 핵심 인적 자원들 간의 관계적 특성에 있어서 '더 좋은 연결'의 성격을 파악해보고자 하였다. 실증분석 결과, 핵심 인적 자원인 PD-작가, PD-남자배우, PD-여자배우 간 관계적 특성에 있어서는 약한 연결이 강한 연결보다 높은 시청성과를 보이는 것으로 나타났다. 이러한 결과를 바탕으로 본 연구는 프로젝트 기반 조직의 경쟁력을 확보하기 위한 전략 논의에 있어 핵심 인적 자원들의 역할과 이들 간 협력 관계의 특성이 필수적으로 고려되어야 함을 시사하고 있다.

Interactive strut-and-tie-model for shear strength prediction of RC pile caps

  • A new simple and practical strut-and-tie model (STM) for predicting the shear strength of RC pile caps is proposed in this paper. Two approaches are adopted to take into account the concrete softening effect. In the first approach, a concrete efficiency factor based on compression field theory is employed to determine the effective strength of a concrete strut, assumed to control the shear strength of the whole member. The second adopted Kupfer and Gerstle's biaxial failure criterion of concrete to derive the simple nominal shear strength of pile caps containing the interaction between strut and tie capacity. The validation of these two methods is investigated using 110 RC pile cap test results and other STMs available in the literature. It was found that the failure criterion approach appears to provide more accurate and consistent predictions, and hence is chosen to be the proposed STM. Finally, the predictions of the proposed STM are also compared with those obtained by using seven other STMs from codes of practice and the literature, and were found to give better accuracy and consistency.

  • This paper presents four types of strut-tie model design approaches of structural concrete through the anchorage zone design of a post-tensioned concrete I-beam. The differences and distinctive feature of each approach in terms of structural type of selected strut-tie model, external force acting on strut-tie model, effective strength of concrete strut, and strut-tie model design procedure are analyzed and compared. The outcomes of present study enable structural designers to understand the merits and demerits of each strut-tie model design approach, and thus to conduct reasonable and accurate design of structural concrete.

  • Weight reduction of automobile parts has been sought to achieve fuel efficiency and energy conservation. In this study, a shape design procedure is suggested to obtained the lightweight design of an outer tie rod. The developed aluminium Al6082M is selected as a steel-substitute material. Strength assesment and durability are the important design criterion in the structural design of an outer tie rod. This study considers strength and durability in the optimization process. In this study, the kriging interpolation method and trial and error method are adopted to obtain the minimum weight satisfying the strength and durability constraints.

  • In this paper, the linear and nonlinear strut-tie model approaches for the analysis and design of concrete structures are suggested. The validity of the approaches are examined through the strength analysis of four dapped-end beams tested to failure. According to the analysis results, the nonlinear strut-tie model approach which takes the various characteristics of nonlinear behaviors into account in the analysis and design of structural concrete and predicts the strength of structural concrete proven to be an effective method for structural analysis and design.

Strength Prediction of Corbels Using Strut-and-Tie Model Analysis

  • A strut-and-tie based method intended for determining the load-carrying capacity of reinforced concrete (RC) corbels is presented in this paper. In addition to the normal strut-and-tie force equilibrium requirements, the proposed model is based on secant stiffness formulation, incorporating strain compatibility and constitutive laws of cracked RC. The proposed method evaluates the load-carrying capacity as limited by the failure modes associated with nodal crushing, yielding of the longitudinal principal reinforcement, as well as crushing or splitting of the diagonal strut. Load-carrying capacity predictions obtained from the proposed analysis method are in a better agreement with corbel test results of a comprehensive database, comprising 455 test results, compiled from the available literature, than other existing models for corbels. This method is illustrated to provide more accurate estimates of behaviour and capacity than the shear-friction based approach implemented by the ACI 318-11, the strut-and-tie provisions in different codes (American, Australian, Canadian, Eurocode and New Zealand).

  • This paper presents an evaluation of the behavior and strength of two pre-tensioned concrete deep beams tested to failure with using the nonlinear strut-tie model approach. In the approach, the effective prestressing forces represented be equivalent external loads are gradually introduced along its transfer length in the nearest strut-tie model joints, the friction at the interface of main diagonal shear cracks is modeled by diagonal struts along the direction of the cracks in strut tie-model, and additional positioning of concrete ties a the place of steel ties is incorporated. Through the analysis of pre-tensioned concrete deep beams, the nonlinear strut-tie model approach proved to present effective solutions for prediction the essential aspects of the behavior and strength of pre-tensioned concrete deep beams.
