The Impact of Justice of Layoff on Management Trust, Job Satisfaction and Organizational Commitment in the Hotel Corporations (호텔기업에 있어 구조조정상의 공정성 지각이 경영진의 신뢰, 직무만족 및 조직몰입에 미치는 영향)

  • Since financial crisis of IMF resulted in intensive competitiveness and adverse management environment, many hotel industries have responded it with restructuring. Since this restructuring is accompanied by reduction of employees, hence comes the recognition of justice in the procedure of restructuring. When the surviving employees in the restructuring process recognize unfairness in the procedure and practical operations, organization effectiveness can not be maintained due to losing trust of their employers. In this paper I will examine the relationship between validity of restructuring and compensatory programs for layoffs and surviving employees' trust of the employers. Also I will find out the relationship between remaining employees' trust of the employers and their job satisfaction and organization commitment. Through this relationship, we can prepare an alternative to reduce negative effect of restructuring. The hypotheses of this study are proposed as follows: H1: The higher surviving employees' recognition of procedural justice in restructuring process is, the higher their trust with a manager of the company is. H2: The higher surviving employees' recognition of distributive justice in restructuring process is, the higher their trust with a manager of the company is. H3: The higher surviving employees' recognition of procedural justice in restructuring process is, the higher their job satisfaction is. H4: The higher surviving employees' recognition of distributive justice in restructuring process is, the higher their job satisfaction is. H5: The higher surviving employees' recognition of procedural justice in restructuring process is, the higher their organization commitment is. H6: The higher surviving employees' recognition of distributive justice in restructuring process is, the higher their organization commitment is. H7: The higher surviving employees' trust with a manager of the company in restructuring process is, the higher their job satisfaction is. H8: The higher surviving employees' trust with a manager of the company in restructuring process is, the higher their organization commitment is. For the purposes of this study, employees working in luxury hotels located in Seoul were targeted. Self-administered questionnaires were distributed to those who consented with the investigation after explaining the purpose of the survey. A total of 500 questionnaires were distributed and 450 questionnaire were returned to the researcher for analysis. 430 of the returned questionnaires were used for analysis. As for the education for this survey, 250 junior college graduates or under (58.1%), 143 college graduates (33.3%) and 37 graduate school graduates (8.6%). As for the marital status, 315 persons (73.3%) are single and 115 are married (26.7%). As for the monthly income, 49 people (11.48%) are less than 2 million won, 148 (34.4%) are between 2 million and less than 2.5 million won, 153 (35.6%) are between 2.5 million to less than 3 million won, 80 (18.6%) are more than 3 million won. As for the workplace, 293 people (68.1%) work for the F&B department, 73 (17.0%) for rooms department, 41 (9.5%) for operation/ marketing department, 23 (5.3%) for account/ general affair department. As for the period of employment, 85 people (19.8%) are less than 5 years, 150 (34.9%) are between 6 to 9 years, 143 (33.3%) are between 10 to 14 years. and 52 (3.%) are more than 15 years. An exploratory factor analysis was used to survey validity and reliability of calculating tool on perceived values. This study used correlation between individual items and whole items and Cronbach's alpha value of multiple-item scale which is usually used to assess scale and reliability. Reliability of conceptual sub-dimension was assessed by basing on repeated procedure of correlation between individual items and whole items and factor loading. 1. Verification of correlation between validity of restructuring and trust This research showed that procedural and distributive justice of restructuring affects trust positively. The path coefficient between procedural justice of restructuring and trust is 0.719(t=10.135, p=0.000), and thereby the higher procedural justice results in higher trust. The path coefficient between distributive justice of restructuring and trust is 0.160(t=3.291, p=0.001), and thereby the higher distributive justice results in higher trust. Hence H1 and H2 are accepted. 2. Verification of correlation between validity of restructuring and job satisfaction The path coefficient between procedural justice of restructuring and job satisfaction is 0.179(t=2.202, p=0.028), and thereby the higher procedural justice results in higher job satisfaction. The path coefficient between distributive justice of restructuring and job satisfaction is 0.074(t=1.620, p=0.105), and thereby distributive justice of restructuring has no relationship with job satisfaction. Hence H3 is accepted, but H4 is removed. 3. Verification of correlation between validity of restructuring and organization commitment The path coefficient between procedural justice of restructuring and organization commitment is 0.188(t=2.466, p=0.014), and thereby the higher procedural justice results in higher organization commitment. The path coefficient between distributive justice of restructuring and organization commitment is 0.118(t=2.720, p=0.007), and thereby the higher distributive justice results in higher organization commitment. Hence H5 and H6 are accepted. 4. Verification of correlation between trust and job satisfaction The path coefficient between trust and job satisfaction is 0.610(t=6.736, p=0.000), and thereby the correlation has a meaningful result. Since the higher trust of the employer results in higher job satisfaction, H7 is accepted. 5. Verification of correlation between trust and organization commitment The path coefficient between procedural justice of restructuring and job satisfaction is 0.446(t=5.547 p=0.000), and thereby the higher trust of the employer results in higher organization commitment. Hence H8 is accepted. This research aimed to help the employers of hotel industries by analyzing the effects of validity of restructuring on employees' trust, job satisfaction and organization commitment. The research found that employer's validity of restructuring has significant affects on the degree of employee's trust with a manager, thereby reducing the negative effects of restructuring and enhancing organization commitment and job satisfaction. The principal purpose of this research is to confirm the correlation between employees' perceived validity of restructuring and their trust with a manager. Also whether this correlation results in competitive edge of the company is also investigated. It is also pointed out that employees had to participated the procedure of restructuring, sharing the philosophy and reason of restructuring. This participation and furthermore compensatory methods can reduce employees' anxiety of organization operations. Variable of trust appeared to have impact on intermediation effect between perceived variable of validity and job satisfaction, organization commitment, so that increase of trust with a manager plays an crucial role in increasing organization effectiveness. Since this research did not cover whole hotel industries which underwent restructuring, it showed a limit. Unlike previous studies which dealt with validity and trust of superior bosses, this research focussed on employers. Also the organization citizenship which is not considered in this study will be dealt with in the future study.

  • In order to find how the recovery justice from the service procedure and result failure affects the quality of customer-brand relationship, we conducted this study following pre research, its correction and supplement of the customers who experienced some service failures in food restaurant. We selected the best five brands in Korean food franchise in the rank of the sales on basis of data of Korean Food Restaurant Information in year 2009. The participants of this research were the people who live in Seoul metropolitan area and ever experienced any service failure within recent 6 months. Of the 500 copies of survey questionnaires distributed, 391 were used for the analysis. The method used for this analysis was the SPSS for WIN 12.0 program and the analysis such as technical statistics analysis, reliability analysis, research element analysis and regression analysis were applied. As a result, the service shortage factor which is one of the service process failures was confirmed to affect procedural justice and distributive justice. It has been confirmed that procedural justice and distributive justice are influenced by the hygiene deficiency which is one of the result failures. It was also found that the product factor affects distribution justice. As for the effect of the quality of recovery justice and a customer-brand relationship, procedural justice and distributive justice were found to affect the mutual dependency while procedural justice affects a familiarity.

  • This study investigates the relationship among Appraisal outcome Satisfaction. Perceived Organization Support and Perceived Appraisal Justice. Several important findings emerge from this research. First. both distributive and procedural justice have a significant power in accounting for Perceived Organization Support. Second, it is evidenced that perceiving justice has a positive relationship with perceived organization support. Third, appraisal outcome satisfaction was higher, the level of distributive, procedural. interactional justice and perceived organization support were high. Future study. therefore. have to concentrate on the survey of casual relations among each concept in the framework of a longitudinal study. And to apply the results of this study to practical management, it is suggested that replicate research on various populations and through various experiments should be mand in the future.

The Relationship between Subjective Socioeconomic Status, Age and Perception of Justice: Focusing on the Moderation Effect of Age (주관적 사회경제적 지위, 연령, 공정성 인식 간의 관계: 연령의 조절효과를 중심으로)

  • The study investigated the relationship between subjective socioeconomic status (SES) of 508 Korean adults and their perception of justice (distributive and procedural justice for self and general others), and verified whether there is a moderating effect of age (20s versus 30s and over). A self-report survey on SES and perception of justice was conducted. Then, using the SPSS 27 and PROCESS Macro 4.0 program, a correlation analysis looking into the relationship among the study variables was performed along with the ANOVAs comparing the mean differences of study across age-groups to support the group division criteria. Next, a moderation analysis was conducted. The main results of this study are as follows. First, the participants' SES showed a positive relationship with all sub-factors of justice perception and a negative relationship with age. Second, age had a inverse relationship on distributive justice for self and general others, and procedural justice for self, but a non significant relationship on procedural justice for general others. Third, when looking into the mean differences of the research variables according to age, the 20s had different characteristics compared to the 30s and over. In comparison, there were no significant differences within the 30s and over group. Fourth, the moderating effect of age in the relationship between subjective SES and perception of justice was positively significant in the case of distributive justice for self and procedural justice for general others. In the case of distributive justice for self, the positive slope of the graph in which subjective SES predicts distributive fairness for self was steeper in the 30s and older group compared to the 20s. Regarding the procedural justice for general others, subjective SES was not a significant predictor in the 20s group. However, SES positively predicted procedural justice in the 30s and older group. This study is meaningful since it suggested age differences in subjective SES and perceptions of justice by revealing the different relationship patterns of subjective SES and perception of justice according to age.

The Effect of Organizational Justice on Organizational Commitment and Turnover Intention of Home Daycare Center (어린이집의 조직공정성이 보육교사의 조직몰입 및 이직의도에 미치는 영향: 가정어린이집을 중심으로)

  • Objective: The purpose of this study was to investigate the effects of distribution justice, procedural justice, and interactional justice which are the sub-factors of organizational justice on organizational commitment and turnover intention, so as to enhance the quality of childcare and identify the importance of organizational justice. Methods: For the study, the data were collected by measuring the organizational justice, organizational commitment, and turnover intention of 251 teachers working in home day care centers in Busan, Ulsan, and Gyeongnam, and then Pearson's product moment correlation coefficient and regression analysis (stepwise) were conducted. Results: The results are as follows. First, organizational commitment was significantly different in the age in terms of the general background of daily care teachers, as well as the period of service of their current organization, and the turnover intention showed a significant correlation with their salary. Second, the sub-factors of organizational justice and organizational commitment were positively correlated, but turnover intention was negatively correlated. Among them, in terms of organizational commitment, procedural justice and turnover intention were highly correlated with distribution justice. Third, the relative impact of the sub-factors of organizational justice on organizational commitment was high in procedural justice and distribution justice. The relative influence on turnover intention was high in distribution justice and interactional justice. Conclusion/Implications: Therefore, the results of this study indicate that organizational justice is a influential variable on organizational commitment and turnover intention, and suggest that it needs to make efforts to strengthen organizational justice for the operation of home daycare centers.

A Study on the Effect of PMO Capability and Organization Justice on IT Project Performance (PMO의 역량과 조직공정성이 IT 프로젝트 성과에 미치는 영향에 관한 연구)

  • The objective of this study is to examine the relationship of organizational justice, project performance and internal and external PMO (Project Management Office) capability by conducting survey of IT project participants worked with PMO. This study was the first case which classifies PMO capability into internal and external by ownership of PMO. PLS-SEM analysis, which used for this study shows internal PMO capability connects with distributive justice and procedural justice, and directly related to project performance. By comparison, external PMO capability has relationship only with procedural justice, but never related to project performance. Furthermore, distributive justice and procedural Justice all have correlation with project performance. In general, capability of external professional consulting firms is utilized for the fairness and objectivity in spite of sufficient internal project management capability. However, the internal PMO capability has greater influence on procedural justice than external's (internal PMO capability > external PMO capability). Also, distributive justice and project performance have direct correlation only with the internal PMO capability. This paper will be an indicator of finding human capabilities which are necessary for internal and external PMO performance, and has great significance of laying a groundwork of project management strategy by PMO.

  • The roles of public and private employment service agencies have been considered crucially important due to the increasing interest of employment services and policies since the Korean Currency Crisis. Eventually, the roles of a manager and a follower of employment service agencies have been of greater importance. In this study, several means concerning the improvement in organizational performances are suggested by studying the leadership's influence of a team leader in employment service agency over the organizational commitment of the followers. In addition to this, influential factors exerted to the organizational performances in an employment service agency have been analysed by the justice awareness between the two groups - team leaders and followers. The analytic results have shown that the transactional leadership has nothing to do with the organizational commitment whereas the transformational leadership has the positive influence over the organizational commitment. However, the leadership of a leader surely influences both distributional and procedural justice. With these facts, it has been proven that these justice have also influenced on the organizational committment. Throughout the process, it has been identified that the distributional justice has more impact on the organizational commitment rather than on the procedural justice.

  • The research focuses on the interactional justice of organizational members and supervisors within Chinese organizations. In terms of organizational performance, the focus is on creativity by members, based on the need for innovation today. Furthermore, it verifies the influence of moral leadership on members' innovative behavior and the various effects of trust on members' superiors. This study empirically examined 330 Chinese small practitioners and identified the role of interactional justice in increasing the creative influence of organizational members to date in Chinese small. This study will propose ways to increase the level of creative and reduce the level of procedural justice, and discuss future research directions related to this.

A Study on the Effects of the Characteristics of Leader on the Organizational Commitment of Subordinates through Abusive Supervision and LMX (상사의 특성이 비인격적 감독과 LMX를 매개로 부하의 조직몰입에 미치는 영향 연구)

  • The purpose of this study is to empirically analyze the effects of characteristics of Leader (authoritarian disposition, procedural justice, job instability) on the organizational commitment of subordinates through abusive supervision and leader-member exchange(LMX). To this end, a survey was performed on the employees under the manager level in a large enterprise in Korea. The results of this study are as follows. First, the Hypothesis 1, 2, and 3 that the characteristics of leader (authoritarian disposition, procedural justice, job instability) will make effects on the organizational commitment of subordinates through abusive supervision were adopted. Second, in the hypotheses that the characteristics of leader (authoritarian disposition, procedural justice, job instability) will make effects on the organizational commitment of subordinates through LMX, Hypothesis 4 of authoritarian disposition, and Hypothesis 6 of job instability were rejected, while only Hypothesis 5 of procedural justice was adopted, as it made effects on the organizational commitment of subordinates through LMX. Third, the Hypothesis 7, 8, and 9 that the characteristics of leader (authoritarian disposition, procedural justice, job instability) will make effects on the organizational commitment of subordinates through abusive supervision and LMX were all adopted. This study is meaningful, in that it identified the structural relationship that the characteristics of leader make effects on the organizational commitment of subordinates through abusive supervision and LMX. It is expected that the results of this study can be used as base materials for new studies on abusive supervision which have been made in diversified ways in Korea and overseas.

Effect of Employer's Justice in Digital Content Company on Their Turn-Over Intention, Through Organizational Commitment (디지털 콘텐츠 제작 기업 조직원의 조직공정성이 조직몰입을 통해 이직의도에 미치는 영향)

  • Together with the emergence of Information and Communications Technology(ICT) and 4th Industrial Revolution, digital content is arising as a front-runner in the knowledge society. 21 century opened up an era of digital and cultural content, which is the industry to generating added values from future industries. This study aims to empirically examine the casual relation between three factors from Organizational Justice Theory Distributive, Procedural, Interactional Justices, and turnover intention through Organizational Immersion. A sample group for the analysis was employees at small/medium-sized digital content businesses with less than 60 workers. 200 questionnaires were distributed to the group for a week from July 22 to 28, 2019. 154 responses were collected and analyzed in this study, after eliminating 4 poor responses. The result of the study on Organizational Justice at digital content businesses showed that, first, Distributive Justice of the employees showed a positive influence on Organizational Immersion. Second, the employees' Procedural Justice showed a positive influence on Organizational Immersion. Third, the employee' Interactional Justice showed a positive influence on Organizational Immersion. Fourth, the employees' Organizational Immersion showed a positive influence on their turnover intention.
