교사가 인식하는 교사발달과 조직갈등이 학교조직효과성에 미치는 영향 (The Influence of Teachers' Development and Organizational Conflicts on School Organizational Efficiency)

  • The purposes of this study are to analysis correlations of teachers' developments, organizational conflicts, and school organizational efficiency, and to test the influences of teachers' developments and organizational conflicts on school organizational efficiency. The data were collected from 240 elementary school teachers in Busan. Pearson's correlation analysis among sub-factors and stepwised multiple regression analysis were applied. The research findings are as follows: First, most of the sub-factors of teachers' developments, organizational conflict, and organizational efficiency had statistically significant correlations, showing positive correlation between sub-factors of teachers' developments and organizational efficiency and negative correlation between sub-factors of organizational conflicts and organizational efficiency. Second, through stepwised multiple regression analysis at the significance level of 5%, 'conflicts against administrator' was the most significant predictor with 31.4% explanation of the variance of organizational efficiency. These results suggest the necessity of training to promote teachers' developments and administrators' leadership.

의료서비스조직 기혼 여성근로자의 직장-가정 갈등, 조직 지원이 조직유효성에 미치는 영향 (The Influence of Work-Family Conflict and Organizational Support on Organizational Effectiveness among Married Working Women of Health Services Organizations)

  • The purpose of this study is to shed light on the effect of work-family conflict on organizational effectiveness, focusing on the moderating effect of organizational support among married working women of health services organizations. Data were collected from 149 married working women of health services organizations located in Busan Metropolitan areas by structured self-administered questionnaire. Main results of this study is as the following: First, based on the type of work-household conflicts, namely time-based conflict(2.82 points), strain-based conflict(2.81 points) and behavior-based conflict(2.69 points), working women mainly experienced time and strain-based conflicts. The level of work-household conflicts was significantly higher among younger groups, highly educated, nurses, and regular workers. Second, the perceived organizational effectiveness found to be an above-average. Especially scores were high in the subcategories of customer orientation(3.84), followed by organizational commitment (3.42) and job satisfaction(3.19). The level of organizational effectiveness was significantly higher among older groups, medical technician and administrative job holders, day-time workers, and higher income groups. Third, the results of the regression analysis on the effects of work-household conflicts on organizational effectiveness showed that strain-based conflicts have a significant negative effect on organizational effectiveness such as job satisfaction and organizational commitment. Fourth, organizational support found to have a strong controlling effect for strain-based conflicts on organizational effectiveness. Above results imply that practical family-supportive policies for lessening the work-household conflicts is crucial for enhancing organizational effectiveness in health services organization.

병원 직원의 갈등이 직무만족과 조직몰입에 미치는 영향 (The Effects of Hospital Employees' Conflicts on Their Job satisfaction and Organizational Commitment)

  • 본 연구는 병원구성원의 갈등의 결과 변수들이 직무만족과 조직몰입 등 조직유효성 변수에의 영향을 파악하고자 하였다. 연구대상자는 305명이었으며. 갈등요인 및 갈등유형별 갈등수준, 직무만족, 조직몰입 수준간의 상관성은 상관분석을 이용하였고 일반적 특성과 직무관련특성변수들을 통제한 상태에서 갈등이 갈등결과에 미치는 영향을 알기 위해서 다중회귀분석을 실시하였다. 분석 결과는 직무만족요인으로 커뮤니케이션, 리더쉽, 퍼스낼리티로 인한 갈등은 전반적 직무만족, 내인직무만족, 외인직무만족에 유의한 부의 영향을 미쳤으며, 조직몰입 요인은 상호의존성, 리더쉽, 퍼스낼리티가 유의한 갈등변수였다. 유형별로는 수평적 갈등은 직무만족에 영향을 미치고 수직적 갈등은 조직몰입에 영향을 미치는 변수였다. 갈등수준이 높을수록 직무만족 및 조직몰입은 낮고, 직무만족 수준이 높을수록 조직몰입은 높았음을 알 수 있다.

중국 기업 근로자들의 고용불안정이 조직몰입과 이직의도에 미치는 영향: 갈등의 매개효과 (The Impact of Employment Insecurity on Organizational Commitment and Turnover Intention in Chinese Enterprises Workers: The Focusing on Mediation Effect of Organization Conflict)

  • The purpose of this study is to identify the effects of employment insecurity on organizational commitment and turnover intention, and mediating roles of conflict in Chinese enterprise workers. We examined the theoretical background and conducted an empirical study. The statistical analysis results revealed the following. First, employment insecurity has significant negative effects on organizational commitment and positive effects on turnover intention. Second, employment insecurity has significant positive effects on task and relationship conflicts. Third, task and relationship conflicts have positive significant effects on turnover intention. Fourth, intragroup conflicts (task and relationship conflicts) have partial mediating effects between employment insecurity and organizational commitment, and turnover intention, but task conflicts have no mediating effects between employment insecurity and organizational commitment. On the basis of the research findings, this paper discusses the theoretical and empirical implications of the research, and provides directions for future research.

의료기관의 조직문화가 조직갈등에 미치는 영향 (The Influence of Organizational Culture on Organizational Conflict in Medical Institutions)

  • Objectives: The purpose of this study was to examine the awareness of medical institution employees of their organizational culture and conflicts, as well as the influence of organizational culture on organizational conflict, in an attempt to provide some information on the preparation of organizational conflict management methods for medical institutions. Methods: Structured questionnaires and basic hospital data were used to gather data from the employees of medical institutions. The collected data were analyzed, using SPSS 24.0. Results: First, workers whose length of employment was longer were less aware of the characteristics of their organizational culture, while employees who were older, whose length of employment was longer, and who were middle managers experienced greater organizational conflict. Second, in terms of conflicts among different kinds of occupations, conflicts with nurses were the most common. Third, there was a negative correlation between organizational culture and organizational conflict. Conclusions: As stronger awareness of the characteristics of organizational culture leads to less organizational conflict, the organizational culture of each medical institution should be created and strengthened.

의료기관 조직구조가 인적자원의 갈등양상에 미치는 영향 (The Effects of Organizational Structure of Hospital on the Conflict Patterns of Human Resources)

  • The purpose of this study is to explore how the organizational structure of hospitals affects the pattern of conflicts between human resources at hospitals and then to present basic data necessary for conflict resolution. Research data were collected from the personnel of 14 hospitals in P city in Korea. The findings of the study are summed up as follows. First, administrative workers and with fewer years of service thought of the organizational structure as organic. Second, organizational conflict was found to be higher in those at older ages, with more years of service and in middle management positions. Next, as for conflict patterns between occupation types, nurses showed more conflicts with doctors and administrative workers, while administrative workers and public health personnel had more conflicts with nurses. Last, of the organizational structure factors, 'Subdivision of work,' 'Decision making method,' 'Opinion collection process,' 'Codification of responsibilities and rights' and 'Documentation of duties' were found to have negative effects on conflict patterns. Therefore, the findings imply that for decrease in organizational conflicts, hospitals need to be reorganized to have a more organic structure and take such differentiated measures for conflict resolution that consider characteristics of human resources, such as one's age, years of service and position.

대학병원 행정직 종사자들의 조직갈등과 직무만족도와의 관련성 (Relationship Between Organizational Conflict and Job Satisfaction in Administrative Staff of University Hospitals)

  • 본 연구는 일부 대학병원 행정직 종사자들의 인구사회학적특성, 건강관련행위특성 및 직업관련특성에 따른 직무만족도 수준을 알아보고, 특히, 조직 갈등과 직무만족도와의 관련성을 규명하고자 시도하였다. 조사대상은 D광역시에 소재하고 있는 4개 대학병원에 근무하고 있는 행정직 종사자 232명으로 하였으며, 자료 수집은 2019년 1월 10일부터 2월 15일까지의 기간 동안에 구조화된 무기명 자기기입식 설문지를 이용한 설문조사에 의하였다. 연구결과, 조사대상자의 직무만족도는 연령, 학력, BMI, 주관적인 수면의 질, 주관적인 건강상태, 직위, 월수입, 업무의 신체적 부담정도, 업무에 대한 만족도, 업무에 대한 적성여부, 직업전환의사여부에 따라서 유의한 차이를 보였다. 조사대상자의 조직 갈등에 따른 직무만족도는 조직 갈등이 높을수록 유의하게 낮았으며, 상관관계에서도 조직 갈등 점수가 높을수록 직무만족도 점수가 낮아지는 음의 상관관계를 보였다. 로지스틱회귀분석 결과, 직무만족도가 낮아질 위험비는 조직 갈등 점수가 낮은 군보다 높은 군으로 갈수록 유의하게 증가하였다. 위와 같은 연구결과는 대학병원 행정직 종사자들의 직무만족도는 조직 갈등과 유의한 관련성이 있음을 시사한다. 따라서 대학병원 행정직 종사자들의 직무만족도를 높이기 위해서는 조직 내 갈등을 해소할 수 있는 구체적인 방안이 마련될 필요가 있다고 생각 된다.

응급구조사의 성격유형이 직무관련 산출변수에 미치는 영향 (Impacts of Emergency Medical Technicians' Personal Traits on Job Related Outcome Variables)

  • The purpose of this study is to identify the effects of emergency medical technicians' personal traits and job characteristics on job/social stress, job satisfaction, role conflicts, organizational commitment, and self-efficacy. The study population was emergency medical technicians who is working at the hospitals in Yeungnam province. The 200 questionnaires were administered by using ground mail, e-mail, and personal visits and 156 questionnaires were returned(82.5% response rate). Social stress, job satisfaction and role conflicts were significantly determined by personal traits and job characteristic variables. However, job stress, organizational commitment and self-efficacy was only significantly determined by job characteristic variables. In social stress and role conflicts, the subjects with challenge, sociability, acceptance and prudence traits were tend to be significantly higher scores compared to the stability traits. Additionally, among social stress regression models, adding job characteristics to the personal traits model, $R^2$ was increased up to 19% and adding personal traits to the job characteristics model, $R^2$ was increased up to 14%. In conclusion, the study found that personal traits and job characteristics are important variables in explaining social stress, job satisfaction and role conflicts, that would have important managerial implications for recruiting, hiring and managing either new or current emergency medical technicians efficiently.

업무 프로세스 재설계를 위한 인지 모델링 접근 (A Cognitive Modeling Approach for Business Process Redesign)

  • Business process redesign(BPR) has been widely adopted as an organizational change method since 1990s as the competitive pressures have forced organizations to constantly change. Although BPR has provided successful stories to gain dramatic improvement in performance and has been promoted as an enabler of organizational change, many organizations have faced serious challenges with widely mixed results due to the lack of understanding for potential organizational conflicts and the improper targeting of critical processes in the initial stage of BPR. This paper proposes a cognitive map based method to help organizational members identify potential organizational conflicts, capture core business activities, and suggests guidelines to lead to the necessary organizational change. A computerized tool has been developed to support the real world cases. Working procedure of the proposed method is illustrated with its application to the real BPR project of a dairy company.

조직 내 정치와 구성원 간 갈등이 의사소통의 질에 미치는 영향에 관한 연구: 간호조직을 대상으로 (The Effects of Organizational Politics and Conflicts on Quality of Communication among Nurses)

  • 조직 내 정치와 갈등은 어떠한 유형의 조직에서도 발견되는 일상적인 현상이며, 다양한 조직성과 및 산출 변수들에 영향을 주고 있다. 그럼에도 불구하고 간호조직 내 정치와 갈등에 관한 선행연구는 많지 않은 상황이다. 따라서 본 연구는 그 동안 간호조직 관련 연구에서 배제되어온 조직 내 정치와 갈등이 간호사 사이 의사소통의 질에 어떠한 영향을 주고 있는지 분석하고자 하였다. 연구대상은 A대학병원 간호사 310명이며, 수집된 자료는 SPSS21을 활용하여 기술통계, 피어슨상관분석, 다중회귀분석을 실시하였다. 분석 결과 조직 내 정치와 부정적 유형의 관계갈등은 수직적, 수평적 의사소통의 질에 부(-)의 영향을 주고 있었으며, 긍정적 유형의 업무갈등은 정(+)의 영향을 주고 있었다. 공식적 의사소통의 질에 대해 조직 내 정치와 관계갈등은 부(-)의 영향을 주고 있었으나, 업무갈등은 유의하지 않았다. 조직 내 정치와 갈등은 비공식적 의사소통의 질에는 유의한 영향을 주고 있지 않았다. 줄세우기나 편가르기와 같은 조직 내 정치적 행위와 조직 구성원 간의 감정적인 갈등 현상에 대한 적극적인 관리가 필요함이 강조되며, 나아가 간호조직 내 정치와 갈등에 대한 본격적인 실증연구가 확대되어야 할 것이다.
