A Study on Effect of Psychological Capital on Turnover Intention & Mediating Effect of Organizational Commitment: Focusing on Construction Industry Workers (심리적 자본이 이직의도에 미치는 영향과 조직몰입의 매개효과에 대한 연구 : 건설업 종사자를 중심으로)

  • The global economic growth rate has been slowed due to changes in the economic and social environment related to the recent trends in the construction market and construction industry, prolonged inflation, intense tensions among countries, and increased interest rates. Since the workers in the construction industry, due to the nature of the industry, move to another site after the completion of an awarded project rather than staying for a long time while performing work at one workplace, various issues are brought out such as poor working environment resulting from unfairness in construction contracts, aging of workers, their anxiety, and job instability. The previous studies on the turnover intention of construction industry workers mainly dealt with external aspects such as leadership, job embeddedness, and organizational citizenship behavior, while the psychological impact was overlooked. The purpose of this study was to develop a measure to reduce or alleviate turnover intention of construction industry workers by verifying empirically the relationship among psychological capital, organizational commitment, and turnover intention among them. For the purpose, whether psychological capital influences organizational commitment and turnover intention, the impact of organizational commitment on turnover intention, and whether organizational commitment has a mediating effect in the relationship between psychological capital and turnover intention, among 310 construction industry workers in the metropolitan area. The results are as follows: First, hope and self-efficacy were found to have a negative (-) effect on turnover intention, while resilience and optimism from psychological capital did not have a significant effect. Second, hope, resilience, and optimism from psychological capital were found to have a positive (+) effect on organizational commitment, while self-efficacy from psychological capital had no significant effect. Third, organizational commitment was found to have a significant mediating effect on the relationship between hope from psychological capital and turnover intention. The results of this study showed that, in construction industry workers, psychological capital affects turnover intention through the mediating effect of organizational commitment. While previous studies mainly considered external influences on the turnover intention of construction industry workers, this study has academic implications in that it sought to strengthen organizational commitment and alleviate turnover intention by approaching psychological aspects. As a practical implication, it was found that higher self-efficacy and hope for work in the organization, from psychological capital, in the construction industry workers were found to lower turnover intention through job performance in a psychologically stable state. It is considered, therefore, that various systems, including job autonomy and flexible work, should be established to improve self-efficacy and hope.

The Determinants of Social Workers' Career Commitment and the Effects of Career Commitment on Job Attitude (사회복지사의 경력몰입 결정요인 및 직무태도에 미치는 효과)

  • This study is to investigate determinants of social workers' career commitment, compare the level of career commitment of social workeks by social work organization, and analyze the effects of career commitment on job attitudes. Social workers working for government agencies and community welfare centers and institutions in Busan city and Gyeongnam province were surveyed using structured questionnaires and 326 usable questionnaires were obtained. The questionnaires were analyzed for job, career, role, and organizational justice characteristics models and comprehensive model using SPSS/PC+.. The results are as follows; the level of social worker's career commitment was relatively high but the level of career commitment of social workers working for government agencies was slightly lower than that of social workers working for private agencies. According to the demographic characteristics, the level of career commitment of males was higher than that of famales. That of older workers was higher than that of younger worker, that of 2nd rank workers was higher than that of 1st rank workers. Task significance, task identity, feedback for the job done, career satisfaction, low role conflict, high distributive justice and interactive justice were related to higher level of career commitment while the skill variety was related to the lower level of career commitment. However, the main determinants differ according to the social work organization. Career commitment affected negatively on the career turnover intention while it affected positively on organizational commitment, organizational citizenship behavior, job involvement, and intrinsic job satisfaction. Therefore, different approaches and systematic measures are needed according to the organization.

The Effect of Customers' Perceived Organization Citizenship Behaviors of Frontline Employees on their Attitudes (서비스산업에서 접점종업원의 조직시민행동에 대한 고객지각이 고객의 태도에 미치는 영향)

  • In this study, we measured customers' perception of organization citizenship behaviors of employees which are known as the important factor for improving performance of companies, and examined the path relationship among related variables such as service quality, customer satisfaction, trust, and positive word of mouth. Although there have been many studies of OCB in the marketing field, the majority of these studies measured employee's OCB from the organization's perspective. This study has extended the prior studies by measuring employee's OCB from the customer's perspective. Customers of beauty salons and public houses were researched such that OCB may be applied to more various customer contact situations. The result is as follows. First, employees's OCB had a direct effect on perceived service quality and trust, and had an indirect effect on customer satisfaction. It means that customers evaluate the service quality of employees and trust frontline employees when they observed employees helping other organizational members, orientated customer facilitation beyond the regulated role and showed positive attitudes for their organization. As a result, customers feel more satisfied. Secondly, OCB had an indirect effect on positive word of mouth through mediation of service quality, satisfaction, and trust. Finally, consumer facilitation had the largest effect on consumer attitude among three dimensions of OCB-consumer facilitation, organization involvement, and sportsmanship. We understood the relationship between frontline employee's OCB and customer attitudes, and the necessity of multidimensional approach in measuring employee's OCB from the customer's perspective.

  • The purpose of this study are as follows : First, This study conceptually and artificially defines concepts of OCB, absorptive capacity, IT group-efficacy, and TTF. Second, this study confirms the relationship among the KMS performance, the result of using KMS, and the result drawn from OCB, absorptive capacity, group-efficacy, and TTF by the preceding researches, suggesting the research model and verifying through empirical study. Lastly, this study suggests the practical and strategic advices to the groups wanting to get on the edge through KMS. The results of data analysis showed that TTF was found to have a positive influence on KMS performance. IT group-efficacy and absorptive capacity were also found to have a positive effect on TTF. And IT group-efficacy was found to have a positive influence on OCB. The findings are discussed and further research topics are suggested as well.

Effects of Service Employee's Personality on OCB and Customer Orientation in Foodservice Business (외식기업 서비스종사원의 성격요인이 조직시민행동과 고객지향성에 미치는 영향)

  • This paper investigated the effects of employee's personality on organizational citizenship behavior(OCB) and customer orientation in service business. Based on the literature search about personality, OCB and customer orientation, this study conducted a survey to total 207 service employees who engage in food service business. The findings of the research are as follows. First, service employee's personality consists of neuroticism, extroversion, agreeableness, conscientiousness and intelligence. Second, service employee's OCB is affected by intelligence, agreeableness, conscientiousness and extroversion of a service employee. Third, service employee's extroversion, agreeableness, conscientiousness and intelligence positively affect service employee's customer orientation, and service employee's neuroticism negatively affect service employee's customer orientation. Fourth, service employee's customer orientation is affected by employee's OCB. The findings of this research shows that service employee's personality affects OCB and customer orientation.

A Study on the Impact of Emotional Labor of Sales and Service Workers

  • The purpose of this study is to analyze the impact about emotional labor of sales service workers. Collected data were statistically processed by PASW 18.0 program using reliability, frequency analysis, T-test, one-way ANOVA, correlation and multiple regression analysis. The results were as follows. First, it was found that the sales service workers had higher deep acting than the surface acting of emotional labor. Second, it was found that altruism differed according to working period, conscientiousness according to gender, and work-family conflict according to age, marital status, and average customer response time per day. Third, the higher the surface acting of emotional labor, the higher the altruism. And the higher the deep acting, the less job burnout and work-family conflict decreased, and the altruism and conscientiousness increased. Fourth, as a result of analyzing the relative influence of variables related to emotional labor, the variable that has the greatest influence was the deep acting of emotional labor.

Trait Positive Affect and OCBI : The Moderating Role of Perceived Group Positive Affect and the Mediating Role of Group Identification (긍정적 정서성향과 조직시민행동 : 긍정적 집단 분위기 인식의 조절효과와 집단정체감의 매개효과를 중심으로)

  • Drawing upon research in affect and social identity theory, this study examines when and how an individual's trait positive affect (TPA) exerts a significant effect on the person's organizational citizenship behavior directed toward individuals (OCBI). A moderated mediation model was tested by using the data of 293 employees nested in 66 work groups. Results demonstrate that the indirect effect of TPA on OCBI mediated by group identification (GI) is significantly positive only when perceived group positive affect (PGPA) is low, highlighting the substituting role of PGPA in the relationship between TPA and GI. The significant conditional indirect effects at the low level of PGPA suggest that TPA functions as significant, affective resources for enhancing GI and consequently increasing OCBI of the focal member when PGPA is low. By contrast, TPA's role in enhancing GI becomes redundant when PGPA is high. The current analysis reveals potential complementary functions of TPA and PGPA in explaining subsequent identity cognition and individual behavior.
