Effects of Authentic Leadership and Leader-Member Exchange on Employee Psychological Ownership and Organizational Commitment

  • Purpose - Small- and medium-sized enterprises often rely on the owner's personal characteristics. This study aims to verify the impact of the awareness of such a business leader's sincerity and the sincerity of their leader-member exchange (LMX) on employee psychological ownership and organizational commitment. The findings offer clues to how small- and medium-sized company leaders should engage with employees. Research design, data, and methodology - A total of 289 valid questionnaires were examined using frequency, descriptive statistics, and correlation analyses and structured equation modeling. Results - Authentic leadership and LMX were both found to have a positive impact on each trust factor, each trust factor had a positive impact on psychological ownership and organizational commitment, and psychological ownership had a positive impact on organizational commitment. Conclusion - These results suggest that small- and medium-size company leaders should use self-awareness and self-regulation to encourage the recognition of their sincerity, and strive to achieve a positive relationship with employees. It also suggests that leaders should improve trust between employees and establish various strategies to enable employee psychological ownership.

How Leader Characteristics and Leader Member Exchange Lead to Social Capital and Job Performance

  • The study aims to verify the relationship between leaders' personality traits in leader - member exchange (LMX), and job performance. Hierarchical Regression Analysis was used to examines (a) how leaders' personality traits and LMX affect the influence of social capital on job performance and organizational citizenship behavior; (b) how perceived organization support (POS) can moderate the influences of LMX on social capital, in turn impacting job performance and OCB. Responses are employees in the service industry in Thailand, which consisted of 236 independent samples in 77 groups. Each group included at least one leader and 1-5 followers. The results show that there is a significant relationship between leader's personality traits, LMX and social capital. Leader with the higher level of conscientious, and agreeableness can always create good relations with their followers. The level of LMX are also related to social capital and both of these influence OCB and job performance. The moderating effect of perceived organizational support is also significant that POS can amplify the influence of LMX on social capital. Finally, the research findings show that perceived organizational support is one of the moderating factors in LMX exchanges. Followers perceived organizational support can amplify the influence of LMX on social capital.

조직시민행동의 선행요인에 관한 연구: LMX의 매개효과를 중심으로 (Antecedents of Organizational Citizenship Behavior: The Mediating Role of Leader-member Exchange)

  • 본 연구는 조직시민행동의 선행요인을 찾고, 그리고 LMX(leader-member exchange)의 매개역할을 살펴보는 것이다. 선행연구 검토를 통해 본 연구는 조직시민행동과 LMX에 영향을 미치는 요인을 개인(분배, 절차 공정성), 그룹(변혁적 리더십, 팀 임파워먼트), 그리고 조직(조직구조의 복잡성)수준으로 분류하였다. 산업단지 공단에 근무하는 종업원들을 대상으로 설문조사를 실시하였고, 총 773부의 설문지가 실증분석에 사용되었다. 실증분석 결과, 절차적 공정성, 변혁적 리더십, 그리고 팀 임파워먼트가 조직시민행동에 정(+)의 영향을 미치는 것으로 나타났다. 또한 분배공정성, 절차공정성, 변혁적 리더십, 팀 임파워먼트, 조직구조의 복잡성은 LMX에 정(+)의 영향을 미치는 것으로 나타났다. 게다가 LMX는 5개의 독립변수(분배공정성, 절차공정성, 변혁적 리더십, 팀 임파워먼트, 조직구조의 복잡성)가 조직시민행동에 미치는 영향관계에서 매개역할을 하는 것으로 나타났다. 연구결과를 바탕으로 연구의 시사점과 한계점 등에 대해서도 논의하였다.

Assessment of LMX as Mediator in Procedural Justice - Organizational Citizenship Behavior Relationship

  • Purpose: Organizational justice is not considered as objective variable, but considerably, it is the employee's perceptions about an organization. Since the last four decades, researchers endorsed the significant importance of organizational justice on motivation and work behaviours like turnover intentions, trust, motivation, organizational commitment, job satisfaction, in-role and organizational citizenship behaviour. Accordingly, scant literature is available on procedural justice - organizational citizenship behaviour via mediating role of leader-member exchange (LMX) in higher education context especially in Asian countries like Pakistan. Research Design, Data and Methodology: Cross - sectional study design was used and data was collected from the 452 permanent and contractual teaching faculty serving in different positions at private and public sector degree awarding institutes / universities accredited by Higher Education Commission (HEC) of Pakistan. Mediated regression analysis, as proposed by Baron and Kenny (1986), was employed to address the research hypothesis. Results: Results showed that procedural justice and LMX was positively impacted on OCB and LMX also fully mediates the relationship of procedural justice and organizational citizenship behaviour (OCB). Conclusion: The result indicated that LMX fully mediates the relationship of procedural justice and organizational citizenship behaviour.

병원근로자의 변화지향 조직시민행동 결정요인 : 직무만족, 조직몰입의 매개효과 검증 (Determinants of Change-Oriented Organizational Citizenship Behavior of Hospital Employees : Estimating the Mediating Effects of Job Satisfaction and Organizational Commitment)

  • Purposes: This study aims to investigate the determinants of change-oriented organizational citizenship behavior(CO-OCB) of hospital employees and test the mediating effect of the job satisfaction and organizational commitment on the CO-OCB. Methods: Data were collected from the self-administered questionnaire survey for hospital employees of ten hospitals located in five regions, including Seoul. Out of 1,100 questionnaires which were distributed through the administrative routes, a total of 617 copies were returned(response rate 56.1%) and analyzed by frequency analysis, t-tests, correlation analysis, multiple regression, and path analysis using SPSS 21.0 and AMOS 21.0. Findings: The study results revealed that the explanatory power(56.4%) of the model was most significantly increased by the variables of psychological attributes(R2-change 33,5%). Also, the variables of self-efficacy, followed by hope, the organizational climate for innovation, the psychological safety climate, team-member exchange, and leader-member exchange were found to have positive total effects on CO-OCB, through the mediating variables of job satisfaction and organizational commitment. Practical Implications: The study results imply that, in order to improve the CO-OCB of hospital employees, the administrators have to take the integrated approach considering the various domains of factors including the psychological attributes, job characteristics, interpersonal relations, and organizational climate simultaneously.

치과 의원 치과위생사의 이직의도 관련 변수들 간의 모형분석 (Model analysis among variables related to turnover intention of dental hygienists working in dental clinics)

  • Objectives: This study proposes a hypothetical model for job stress, job satisfaction, organizational commitment, and turnover intention through social exchange relations (LMX, TMX) and political skills (LPS) for dental hygienists working in dental clinics hygienists. Methods: A self-administrated questionnaire was administered from April 1 to May 12, 2020, with 171 dental clinic hygienists participating in Seoul, Busan and Gyeongnam. The data were analyzed using SPSS and AMOS statistical analysis programs. Results: First, in the hypotheses testing, a total of 7 of 18 hypotheses were supported. Second, the relatonship between leader-member exchange (LMX) or team-member exchange (TMX) and turnover intention, a full mediating effect of job stress or job satisfaction or organizational commitment on that exchange was found. However, the leader's political skills on the path to turnover intention were not statistically significant. Conclusions: It is considered that education to enhance job skills, support for leisure activities, and time to communicate opinions with each other should be provided to create an organizational culture that satisfies all members, thereby lowering the intention to turnover.

Relationship between the leadership style and organizational effectiveness : Job crafting mediation effect

  • In this paper, we propose the role of job crafting in the relationship between leadership and organizational effectiveness in voluntarily carrying out each member's assigned tasks. This study surveyed the manufacturing, construction, service industries in Seoul and Gyeonggi province, identified the type of leadership they recognized, and empirically analyzed the organizational effectiveness of leadership. The purpose of this paper is to grasp the types of leadership acknowledged by the industry of manufacturing, construction, and service, and also to empirically analyze the organizational effectiveness of the leadership. The study measures the organizational effectiveness in terms of the job satisfaction, organizational commitment, and organizational citizenship behavior while classifying the leadership into coaching leadership, transformational leadership, and sensible leadership. In addition, the strictness of the analysis is imposed by estimating the simple least square model and ranking probit model. The results of the least square model is summarized as the following. Regardless of the different defining terms of organizational effectiveness, transformational leadership was shown to have the greatest organizational effectiveness. Sensible leadership positively effected job satisfaction whereas coaching leadership positively effected job satisfaction and organizational effectiveness. Compared to transformational leadership and coaching leadership, the impact of the sensible leadership was very much limited. The result of the ranking probit model is summarized as the following. First, sensible leadership had a positive impact on the member's job satisfaction and organizational commitment. Second, regarding the organizational citizenship behavior, coaching leadership showed greater impact than transformational leadership. This results contradicts the results from the simple least square model. If similar studies were to be conducted in the future, two models and the results must be compared. Third, as the leadership score increases by 1 point, there is greater possibility of having more than 4 points for all job satisfaction, organizational commitment, organizational citizenship behavior. Lastly, the analysis proves that job crafting has the mediation effect between the leadership and organizational effectiveness.

조직 내 사회적 교환관계 수준이 산업사고에 미치는 효과모델 검증 (An Examination of a Model for the Relationship between Social Exchange Level(POS and LMX) and Industrial Accidents)

  • This study proposed and examined a model in which perceived organizational support and leader-member exchange are linked to safety communication safety commitment, and accidents. In addition, a moderating effect of role overload in the relationship between safety communication and safety commitment and that of performance monitoring in the relationship between safety commitment to accidents. Data were collected from 193 workers in a railroad company. The results indicated that the goodness of fitness of the proposed model was acceptable. More specifically, both perceived organizational support and leader-member exchange were significantly related to safety communication and safety communication was, in turn, significantly related to safety commitment which was ultimately related to accidents. Also, the moderating effects of both role overload and performance monitoring were found. Implications of these findings for safety and the possible roles of variables in the organizational level are discussed.

직장 내 질투심의 조절변수 효과: 리더-종사원 교환이론과 직장 내 일탈 행위 및 조직 시민 행동을 중심으로 (The Effect of Work Jealousy as a Moderator on the Relationship between Leader-member Exchange and Counterproductive Work Behavior/Organizational Citizenship Behavior)

  • 본 연구는 직장 내 질투심을 조절변수로 하여 리더-종사원 교환이론과 서로 다른 두 개의 조직 행동, 즉 직장 내 일탈 행위와 조직시민행동의 관계를 살펴본 연구이다. 연구 결과, 직장 내 일탈 행위와 리더-종사원 교환이론 간 직장 내 질투심이 조절변수로 작용한 것을 알 수 있었다. 즉, 직장 내 질투심이 높을 때 리더-종사원 교환이론과 직장 내 일탈 행위의 관계가 부정적인 것을 확인하였으나, 리더-종사원 교환이론과 조직시민행동 사이에서는 직장 내 질투심의 조절변수가 없는 것으로 나타났다. 총 139명의 서비스 종사원들을 대상으로 연구를 하였고, 관련 산업에서의 실무적인 방향과 후속 연구에 대해 논의하였다.

  • 본 연구는 노인체육지도자의 감성지능이 리더-조직원 교환관계(LMX) 및 조직시민행동에 미치는 영향을 파악하여 조직원들의 감성지능 향상을 통한 근무환경을 개선하는데 목적이 있다. 본 연구의 목적을 달성하기 위하여 서울, 경기, 충남 천안 지역의 스포츠센터 및 노인체육센터 5곳의 노인체육지도자 282명을 대상으로 설문지를 배포, 회수 하여 상관관계 분석과 다중회귀분석을 실시하였고, 다음과 같은 결론을 도출하였다. 첫째, 노인체육지도자의 감성지능은 리더-조직원 교환관계(LMX)에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 노인체육지도자의 감성지능은 조직시민행동에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 노인체육지도자의 리더-조직원 교환관계(LMX)는 조직시민행동에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 따라서 본 연구의 결과, 노인체육지도자의 감성지능은 리더-조직원 교환관계(LMX)와 조직시민행동을 증진시켜주는 중요한 변수임을 확인하였고, 조직원들의 감성지능을 높이는 것이 조직의 유효성에 긍정적인 효과가 있음을 입증했다는 점에서 큰 의의가 있다고 할 수 있다.
