공정성 지각이 레스토랑종업원의 조직몰입, 조직시민행동간의 영향관계

  • To investigate effect of organization justice on organizational commitment, I surveyed the concept of organization justice, organizational commitment and organizational citizenship behavior and then I reviewed what formative factors of organization justice increased organizational commitment or what formative factors of organization justice and organizational commitment increased organizational citizenship behavior. The result of this study proved that organization justice and organizational commitment influenced organizational citizenship behavior a lot and the purpose of this study was carried out like following ; The formative factors of organization justice, that is, procedure fairness and distribution fairness come out by theoretical study influenced organization commitment and the formative factors of organization commitment, commitment about company and turnover influenced organizational citizenship behavior. In addition, the hypothesis that the higher the organization justice is, the higher the organizational commitment was positive. Therefore, in position control of restaurant employees, giving employees the motive of organization commitment as procedure fairness and distribution fairness control strictly enable employees to have citizenship about organization and enable employers to control employees effectively.

  • Organizational climate and organization culture can be some of the leading factors in hindering knowledge sharing within the organization. It is generally accepted that successful knowledge management practice, including knowledge sharing, comes as a result of a conducive and knowledge sharing friendly environment. Organizations that promote and reward collective work generate a trustful and a more collaborative learning culture. The perception of fairness in an organization has been considered an important indicator of employee behavior, attitude, and motivation. This study investigates organizational justice perception and its impact on knowledge sharing practices among forensic experts in the Turkish National Police. The study findings revealed that senior officers, who are experts in the field, have the strongest organizational justice perception. Meanwhile, noncommissioned officers or technicians bear positive but comparatively weaker feelings about the existence of justice within the organization. The study argues that those who satisfy their career expectations tend to have a higher organizational justice perception.

  • The goal of the research is to identify the relationship between organizational justice, job satisfaction, and work attitudes in the context of job rotation. The competence and loyalty of the employees of an organization are critical to the organization's success. Therefore, organization should invest in developing their employees, including creating effective procedures and human resource management policies. A job rotation program is one of the critical policies in developing employees, as through this program employees can develop and actualize their abilities. However, there are some challenges in practice regarding implementing the procedures of job rotation. One of the challenges is related to the concept of organizational justice, which then impacts on employees' job satisfaction and work attitudes. This study was conducted in focused group discussions. The sample is 272 of a state-owned organization. In this study, the concept of organizational justice, with the dimensions of distributive justice, procedural justice, and interactional justice, were used along with the discussion of job satisfaction and other work attitudes. The results were issues of fairness in perceiving organizational justice in the job rotation context, and the most significant response lies in procedural justice.

  • 조직 내에서 구성원들이 직무수행과정을 통해서 경험하게 되는 공정 및 불공정의 느낌을 반영하는 고과공정성은 오늘날 구성원들의 행동, 의사결정의 방향, 행동수준을 결정하는 주요 요인으로 받아지고 있다. 그리고 직무수행과정 중에 맺게 되는 인간관계, 특히 상사-부하간의 교환관계는 직무와 함께 구성원들의 태도 및 행동 형성에 매우 중요한 요소로 부각되어 지고 있다. 따라서 본 연구에서는 연구의 실질적 가치와 기업의 실무적 가치를 높이기 위해 고과공정성과 조직몰입에 대한 관계와 그 관계에서의 상사-부하간의 교환관계의 조절효과를 분석 규명하고자 하는데 그 목적이 있다. 분석결과, 고과공정성은 조직몰입에 긍정적인 영향을 미치며, 고과공정성의 하위 변수 중 상호작용공정성과 조직몰입사이에서 LMX의 조절효과가 있는 것으로 나타났다. 이러한 결과는 학술적 실무적으로 시사하는 바가 클 것으로 사료된다.

민간경비원의 조직공정성 지각이 조직시민행동에 미치는 영향 (The Effect of Private Security Perception of Organization Justice on Organization Member Behavior)

  • 민간경비원의 조직공정성지각과 조직시민행동에 대해 분석한 연구결과는 다음과 같다. 우선 사회인구학적 특성 즉, 연령, 현재 회사 재직기간, 과거 총재직기간, 월수입에 따라 조직공정성은 차이를 보였다. 연령의 경우 분배공정성 지각에서 36세 이상 집단이 높고, 절차공정성 지각에서 31-35세 집단이 높게 나타났다. 따라서 연령이 많을수록 조직공정성 지각이 높게 나타났다. 현재 회사 재직기간에 따라서는 3년 1개월-5년 집단에서 분배공정성 지각과 절차공정성 지각 모두 높게 나타났다. 과거 총 재직기간에 따라서는 5년 1개월 이상 집단에서 분배공정성 지각과 절차공정성 지각 모두 높게 나타났다. 월수입에 따라서는 180만 원 이상 집단에서 분배공정성 지각과 절차공정성 지각 모두 높게 나타났다. 둘째, 사회인구학적 특성에 따라 조직시민행동은 차이를 보였다. 조직시민행동에서 연령에 따라서는 충성행동의 경우 연령이 많을수록 충성행동이 높았으며, 대인관계행동과 이타행동은 31-35세 집단에서 높게 나타났다. 현 회사 재직기간과 과거 총 재직기간에 따라서는 재직기간이 길수록 충성행동, 대인관계행동, 이타행동이 높게 나타났다. 월수입에 따라서는 월수입이 증가할수록 충성행동, 대인관계 행동, 이타행동이 높게 나타났다. 셋째, 민간경비원의 조직공정성 지각과 조직시민행동의 관계에 있어서는 회귀분석 결과, 절차공정성 지각이 각각의 변인인 충성행동과 대인관계행동 그리고 이타행동에 상대적으로 크게 영향을 미치는 것으로 나타났다. 따라서, 본 연구에서 제시했던 가설은 회귀분석 결과 모두 채택되었다. 이것은 조직공정성 지각이 향상되면 조직시민행동이 개선된다는 것을 시사한 것이다. 즉, 민간경비원이 조직내에서 공정성을 인지할 때 조직시민행동이 향상될 수 있다는 결론이 도출되었다.

  • This study investigates the relationship among Appraisal outcome Satisfaction. Perceived Organization Support and Perceived Appraisal Justice. Several important findings emerge from this research. First. both distributive and procedural justice have a significant power in accounting for Perceived Organization Support. Second, it is evidenced that perceiving justice has a positive relationship with perceived organization support. Third, appraisal outcome satisfaction was higher, the level of distributive, procedural. interactional justice and perceived organization support were high. Future study. therefore. have to concentrate on the survey of casual relations among each concept in the framework of a longitudinal study. And to apply the results of this study to practical management, it is suggested that replicate research on various populations and through various experiments should be mand in the future.

The empirical results have indicated that the justice factors affect on the pay satisfaction and organization support have moderate effect on the relationship of justice and pay satisfaction.   • 본 연구는 중소기업을 대상으로 조직공정성, 경영자특성을 독립변수로 설정하였고, 직무만족을 종속변수로 그리고 신뢰를 매개변수로 설정하여 독립변수와 종속변수 간에 어떠한 영향을 미치는지 실증적으로 규명하고자 하였다. 연구의 결과는 조직공정성의 분배공정성, 절차공정성, 상호작용공정성 모두 직무만족에 대해 정(+)의 영향을 미치며, 경영자특성의 리더십특성, 역량특성, 심리적 특성 모두 직무만족에 정적(+) 영향이 있어 종업원이 지각하는 신뢰를 통한 매개 효과도 있는 것으로 확인되었다. 즉, 종업원들의 직무만족 증진으로 업무의 효율과 능률을 제고시켜 결과적으로 기업의 생산성을 높여줄 것이고 장기적으로 기업의 수익성이 향상하게 될 것이다.

  • This study analyzed the main effect on organizational commitment of organizational justice factors and the moderating effects of appraisal instrumentality on the relationship of three justice factors(distributive Justice, procedural justice, and interactional justice) and organizational commitment. Hypotheses were tested by surveying 468 employees of four universities. This results suggest following important implications. First, all three justice factors are essential to enhance the level of organizational commitment in appraisal about employee of university. Second, especially, the moderating effect of appraisal instrument has been found only between distributive justice and organization commitment.
