인사제도의 공정성이 직무만족과 직무성과에 미치는 영향 -충청남도 인사제도를 중심으로- (The Effect of Fairness of Personnel Management Systems on Job Satisfaction and Job Performance -Focusing on Chungcheongnam-do's Personnel Management Systems-)

  • 본 연구는 공공조직 인사제도의 공정성이 직무만족도와 직무성과에 미치는 영향에 대하여 분석하였다. 이를 위해 충청남도에서 운영 중인 4가지 인사제도를 대상으로 인사제도의 만족도와 문제점, 개선방안에 대하여 조사하였으며 이와 함께 직무만족도와 성과의 상관성을 분석하였다. 인사공정성은 공무원들의 직무만족과 성과에 긍정적 영향을 미치는 것으로 자신의 경력과 업무난이도, 본인의 노력을 감안한 인사가 이루질 때 직무만족과 성과가 높아진다고 할 수 있다. 이는 공정한 인사운영이 조직과 직원들의 사기에 중요한 역할을 한다는 것을 보여주는 것으로 충청남도의 경우 다양한 인사제도가 운영되고 있는 만큼 공무원들의 인사시 객관적 평가자료와 동일한 원칙을 가진 절차에 따라 이루어진다는 것을 인지시켜야 한다. 본 연구의 한계가 있으나 충청남도에서 현재 운영 중인 인사제도의 실제적 대상인 공무원들의 인식을 분석한 만큼 향후 제도운영 방향을 제시하는 것에 의의를 지닌다.

직무스트레스가 작업자의 직무와 조직 헌신도에 미치는 영향 (The Effect of Job Stress on Employees' Job and Organizational Commitment)

  • To decrease employees' job stress in the viewpoint of occupational health is very important to improve the productivity and quality of labor. In this study, the job stress, and it's influence on job commitment and organizational commitment were investigated by the questionnaire survey of 259 industrial workers. As results, the majority of workers were under job stress resulted from job demand, job control, and coworker's support. The work times per a week and night work had significant relationships with job demand, and the maximum negative relationship between the work times per a week and job continuous commitment was found. Job demand had the significant relationship with job affective and normative commitment, and job control had the significant relationship with job normative commitment and organizational affective commitment. Moreover, job affective and normative commitment had the significant relationship with organizational continuous commitment. Finally, it was found that cyclic organic chain was composed of work times per a week, night work, salary, job demand, job control, job affective and normative commitment, and organizational affective and continuous commitment. The results of this study indicates that reducing cyclic organic chain is urgently necessary to increase employees' job satisfaction and company commitment.

The Effects of the Electronic Health Record System on Work Overload and Stress Moderation of Hospital Employees

  • Purpose - In endless competition, companies pursue cost reduction and work efficiency. So, entrepreneurs try to increase job intensity, which may lead to job stress and high turnovers because of job burnout. But, Information systems are acknowledged as a work support tool that secures work convenience and the productivity of employees. In this study, we aimed to confirm the effects of information systems in reduing the work overload of employees in a human resource intensive industry. Research design, data and methodology - This is based on the job demands-resources model, conducting an empirical analysis of surveys given to hospital employees working in a human resource intensive industry. Results - The research revealed that information systems reduced the work overload of employees in a human resource intensive industry. Conclusion - This study confirmed the effects of information systems as a job resource based on JD-R theory, and presentation of empirical results indicated that information systems alleviate employee job overload and increases job satisfaction in the medical services industry. In the medical services industry, using electronic health record system decreases in work overload, which results in employees gaining time for self-development and time management, reducing job stress, and leading to job satisfaction.

중소 IT 서비스 기업 소프트웨어 인력의 이직 의도, 직무 배태성 및 직무 만족, 인사관리 프랙티스 간의 관계에 관한 연구 (A Study on the Relationships among Turnover Intention, Job Embeddedness and Job Satisfaction, and Human Resource Management Practices of the Software Personnel in Small and Medium Sized IT Service Firms)

  • This study aims to suggest research implications that may contribute to preventing turnover of personnel in small and medium sized software companies. A research model is developed based on the Bergiel, et al. (2009) and Woo and Hwang (2010). This model describes how human resource management (HRM) practices (compensation, recognition, job autonomy, technical capability development, work-life conflict) affect turnover intention, through the mediating effects of job satisfaction and job embeddedness. 177 questionnaires are collected and analyzed. Validity and reliability of measures, and appropriateness of the structural model are verified. Results of the hypotheses testing are somewhat different from the expected ones: Only compensation and technical capability development are significant, but the remaining variables are not significant in affecting job satisfaction and job embeddedness. As for turnover intention, job embeddedness and job satisfaction are proved to be significant predictors. From the analyses of data, subsequent interview with several respondents and additional data analyses, more research implications are derived. The study has a limitation of not including more diverse variables that might affect job embeddedness and job satisfaction of so called road warriors.

병원 간호사의 직무스트레스에 관한 연구 동향 분석 (Research Trend Analysis on Job Stress of Hospital Nurses)

  • 1) Purpose : The purpose of this research is to identify the trend of job stress of hospital nurses based on last 10 years of domestic research and to suggest directions for systematic future research. 2) Methodology : 101 studies between 2006 and 2016 were selected using key words such as registered nurse and job stress from Academic Information Service(Riss4u), the National Assembly Library and Korean studies Information Service System(KISS). 3) Findings : The researches on job stress of hospital nurses were increasing. The result showed that job stress increased for shift nurses. Especially, nurses of small-medium sized hospital showed remarkable effects to organization such as turnover intention. In addition, although the importance of approach to management is emphasized, there is little research on these aspects. 4) Practical Implications : It is necessary to develop systematic research on job stress directly effecting turnover intention of hospital nurses from hospital management aspect. The development of job stress measuring tools reflecting the characteristics of the medical institution, and the human resources management plan to resolve the imbalance in manpower for nurses should be required.

보건관리대행사업에서 보건관리자의 직무분석 (Job Analyses of Health Care Managers in Group Health Care System)

  • For developing the Group Health Care System, health managers' job structure were analysed in the aspects of content, amount, and process. As a trial research, data were collected by a standardized job analysis table to 6 doctors, 40 nurses, and 11 industrial hygienists of Group Health Care System. Health care managers were performing complex and intellectual jobs such as healh education for workers, managing health care, conference as well as more simple jobs like as filling diary. Especially, job was consisted of general job and health care management job in the proportion of 1:2.18. The major general job were data management related with the health statistics, and major health care management jobs were managing health care, health counselling, environmental management of working sites. Each specific jobs were required differentiated intellectual capacity, creativity, autonomy, psychic stress, and physical work; most respondents perceived that health care management jobs should require more inputs than general jobs. Additionally job satisfaction and perceived need on specific Job items were anzlysed. Results of this research, suggested through the field experiences in working sites, should be considered for improving the Group Health Care System.

The Causality Analysis of the Impact of a Hotel Chief's Competency on Job Satisfaction and Customer Orientation : Focusing on Control Impact of Organization Concentration

  • Purpose - The purpose is to identify a structural effect relationship among a hotel chef's personal competency, job satisfaction and customer orientation. Moreover, this research tries to provide implications regarding effective human resource management strategies based on competency to strengthen job satisfaction and customer orientation by testifying the effect relationship of job satisfaction with the relationship between personal competency and guest orientation. Research design, data, methodology By targeting chefs working in five starred hotels in Seoul, the surveys have been distributed from April 1st of 2017 to April 20th of 2017 (approximately 20 days). Out of 300 distributed surveys, 250 were collected, and 246 were used, excepting 4, unhonestly answered. Results - It has been analyzed that a hotel chef's personal competency, self-control ability, customer orientation competency, interpersonal relation competency, gumption, and professional competency has a significant effect on job satisfaction, however, it has been identified that gumption has no impact on job satisfaction. Job satisfaction has a significant impact on customer orientation. Lastly, there is a control effect on job satisfaction and customer orientation by organizational commitment Conclusions - It is able to propose the solutions to improve customer orientation, job satisfaction and organizational commitment of a hotel chef and the ways for human resource management.

"신뢰가 안전을 만든다.": 작업 부담이 안전 행동에 미치는 영향 ("Trust Makes Safety": The Effect of Workload on Safety Behavior)

  • This present study tested whether job stress mediates the relationship between workload and safety behavior of members in organization. In addition, we hypothesized trust in leader/coworkers functions as moderator between not only the workload-job stress link, but also the job stress-safety behavior link. In order to investigate the hypotheses, 841 employees in various fields of companies were sampled. Using structural equation modeling(SEM), we conducted moderated mediation model analysis which elaborately investigated the significance of our hypotheses. The results indicated that job stress mediated the link between workload and safety behavior of members. In addition, the relationship between workload and job stress was moderated by trust in leader/coworkers. Moreover trust in leader/coworkers moderated the job stress-safety behavior linkage. The implications and limitations of our study and suggestions for future research were discussed.

대학병원 종사자의 직종별 직무만족 영향 요인 비교 (A Comparison of Influencing Factors on Job Satisfaction by Occupation at a University Hospital)

  • Objectives : The aim of this study was to investigate changes in job satisfaction of hospital workers according to different occupations at a university hospital in Seoul. Methods : A survey questionnaire was sent out to people working in a University Hospital in Seoul. Four hundred questionnaires were included in the final analysis. Results : The results of this study are as follows. Sense of accomplishment was a significant job satisfaction factor resulting in a high level of satisfaction. Work environment, compensation and job stability also affected job satisfaction; however, satisfaction levels appeared to be relatively low. Conclusions : When looking at the most important factors among the influencing factors that the members of the organization thought were most important for job satisfaction, the results showed that achievement, work environment, job stability and compensation were important factors.

  • Human Resource Management (HRM) performs numerous activities in organizations including employee recruitment, selection, placement, job analysis, training and development, and labor relations. POSCO (Pohang Steel Company) has concerned with employee management related to job placement and analysis among these activities because of the problems of over-complexity of placement precedures for the variety of recruits, the frequency of selection, a large amount of job descriptions / specifications, and their changes. This study, as a phase of developing the entire HRM systems in the organization, briefly summarizes the preliminary information related and describes an implementation of expert system as a means for effective job placement based on the principle of right-person-in-right-place with identifying aptitudes and personalities of employees. Thus, a new approach for developing a job description/specification using a formal specification language like Z is also proposed. The result of this study will cultivate the performance of personnel, prevent conflicts between labor and management, promote overall productivity of organization, as well as helpfully verify job analysis.
