센스형성과 센스전달의 과정으로서 인적자원관리 실행 (Human Resource Management Implementation as a Process of Sensemaking and Sensegiving)

  • Organization's innovation capability is strongly tied to its intellectual capital or knowledge utilization. Employees play a key role in generation of intellectual capital and utilization of knowledge in a firm. Thus, the importance of human resource management (HRM) system for enhancing competency of employees and facilitating knowledge sharing between employees is getting its significance. In this paper, we highlighted the effect of HRM implementation to explain the reason of performance differences among firms, adopting the same ideal HRM system. The successful implementation of HRM system as well as the contents of HRM system was critical to enhance firm performance through HRM system. To investigate the effect of HRM implementation on firm performance, we proposed the three components of HRM implementation (i.e.; TMT philosophy, HR department capability and communication) in perspective of sense making and sense giving theory. Then, we analyzed the moderating effect of HRM implementation on the high commitment HRM - firm performance relationship. Empirical results showed that each component of HRM implementation positively strengthened the relationship between high commitment HRM and firm performance. In addition, the composite index of HRM implementation calculated by average value of three components revealed more significant moderating effect between the two. Furthermore, We discussed the academical and practical implications, and suggested future research directions.

병원조직의 고성과 HRM시스템과 조직유효성의 관계 : 의사직종 HRM을 중심으로 (A Study of relationship between high performance-HRM system of medical doctor and the effectiveness of hospital)

  • This study purposes to examine the relationship between high performance-HRM system of medical doctor and the effectiveness of hospital. The high performance-HRM practices were derived from reviewing the literature of SHRM(Strategic Human Resource Management) and investigating some cases of Korean leading hospitals. The result reveals that the high performance-HRM system of medical doctor is significantly related with subject measurement such as financial performance, employees' turnover, and customer(patient) satisfaction. Moreover, it is positively related to objective performance such as hospital's profit growth, yearly patient growth. Based on the result, the academic and practical implications are suggested and then the limitation and further research directions are discussed.

  • 디지털시대에 기업경쟁력의 원천으로서 인적자본의 중요성 인식을 급격히 확대하기에 이르렀고 경쟁력 있는 인적자원을 보다 효율적으로 관리하기 위한 인적자원관리시스템의 필요성이 증대되었다. 본 논문에서는 BSC(Balanced ScroreCard)를 이용하여 인사고과 척도를 적용하여 다양한 관점의 평가관리와 AHP(Analytic Hierarchy Process) 기반의 가중치 부여로 효과적인 의사결정을 반영하는 중소기업형 e-HRM 프로토타입 시스템을 개발하였다.

Factors Determining Intention to Continue Using E-HRM

  • The development of information technology has promoted organizational transformation through the utilization of an electronic information system. This research aimed to identify factors that influence continuous intention to use E-HRM. This empirical research applies the Technology Acceptance Model and Cognitive Model for identifying significantly impacted areas of continuous intention to use E-HRM in a highly dynamic environment. The data were collected using questionnaires delivered directly to respondents. The sample was 100 employees of ESQ Group selected through random sampling. The variables used were subjective norms (X1), perceived behavioral control (X2), perceived innovativeness (Y1), cognitive absorption (Y2), satisfaction (Y3), and continuous intention to use E-HRM (Y4). Statistical analysis using Structural Equation Modelling (SEM) with Smart PLS was applied. The results revealed that behavioral control (X2) did not influence the continuous intention to use E-HRM (Y4) and that cognitive absorption (Y2) and satisfaction (Y3) did not significantly influence continuous intention to use E-HRM (Y4). Subjective norms (X1) significantly influenced both perceived innovativeness (Y1) and continuous intention to use E-HRM (Y4), perceived behavioral control (X2) significantly influenced both perceived innovativeness (Y1) and cognitive absorption (Y2), and perceived innovativeness (Y1) significantly influenced both satisfaction (Y3) and continuous intention to use E-HRM (Y4).

Employee Perceptions of TQM-Oriented HRM Practices for Perceived Performance Improvement in the Case of Companies in Indonesia

  • This study aims to identify the effect of the relationship between human resources management (HRM) and total quality management (TQM) on improving employee performance. Several previous qualitative studies have stated that TQM and HRM are separate methods. This article describes a new method using a quantitative approach. This research is needed to fill the gap in the literature by empirically analyzing the relationship between HRM, TQM practices, and organizational performance. Data was collected quantitatively from 100 employees in Indonesia through questionnaires and online survey methods. The data collected were analyzed using structural equation modeling (SEM) with the Lisrel 8.5 system. TQM-oriented HRM is operationalized as a second-order latent variable measured by four factors (training, empowerment, teamwork, compensation). The findings support the validity of the TQM-oriented HRM model as a hierarchical, second-order latent construct and show a strong relationship with employee performance. The results of this study are different from previous studies, which showed that TQM and HRM are separate methods. The results of our research provide an academic and practical overview that TQM-oriented HRM can be used to help organizations build platforms for human resources policies aimed at improving employee performance.

효과적인 인사관리를 위한 e-HRM 경영정보시스템 구축 연구 (A Study on the e-HRM Management Information System Implementation for Effective Personnel Management)

  • 최근 인사관리가 기존의 단순한 인력 채용과 급여 지급의 단편적 업무가 아닌 기업의 전략과 맞물려 있는 중요한 업무로 부각됨에 따라 e-HRM 경영정보시스템 구축의 필요성이 대두되고 있다. 본 논문에서 설계한 인사관리 e-HRM 경영정보시스템은 인사기능 개선을 통한 비용 절감과 능력, 성과 중심의 인사평가가 확립되었으며, 개개인 직원들의 의견 수렴이 쉬워져 서비스 개선을 통한 근무자 만족도 제고를 높일 수 있었다. 또한 웹상에서 개인, 부서, 회사의 성과 및 목표를 공유할 수 있게 돼 쌍방향 인터페이스를 통한 인사과정이 더욱 투명해졌으며, 재무적인 지표에만 치중하지 않고 고객, 재무, 내부프로세스 관점을 균형 있게 관리할 수 있어 회사의 전략실행을 위한 도구로 활용할 수 있다.

  • 2005, National railway was converted from government enterprise form to public corporation form. Korail is facing in necessity to equip new manpower operating system to achieve public enterprise's part and two purposes called profit creation according to conversion to construction system. Accordingly, railway construction work began services for formation diagnostic and job analysis to construct management formation of new paradigm, personnel management course manpower operation system of the job value priority. This dissertation is research for direction establishment of human resource management(HRM) of railway construction work. Examined problem of current personnel management system with trend of HRM paradigm for this. And presented various strategy to construct greeting executive system of job putting first in person putting first and strengthens formation capacity.

일개 의료원 산하 병원간 전략과 HR시스템의 정합성 평가 (Evaluation on Fitness between Human Resource Management System and Strategy on Subsidiary Hospitals of Medical Center)

  • The purpose of this study is to evaluate on the fitting with human resource practice and strategic on 6 public hospital in the point of resource based view. At the result of this study, public strategy is not much fitted into HRM(human resource management) system, but it shows positive result of the fitting with efficiency strategy and HRM system. These results were associated with the integration of G Medical Center. Generally 6 public hospitals of the HRM system and the strategy had not been linked. They also did not achieve a great outcome. We suggest that the manager in charge of each hospital make strategies of the hospital, and then evaluates about fitting with HRM system. We hope, hereafter, it applied the analysis methods that evaluates it with financing result and individual non-financial result all together.

대구지역 중소기업의 인적자원관리 현황에 관한 연구 (The Current State of Human Resource Management of Small and Medium-Sized Enterprises in Daegu)

  • 중소기업을 대상으로 경쟁력의 주요 결정요소 중 하나인 인적자원관리 실태를 살펴보았다. 제조업을 비롯해 4개 업종에 속한 763개의 대구지역 중소기업을 대상으로 인적자원관리 여건과 인력관리 애로사항에 관해 분석하였다. 전체 응답 기업 중 2%에만 노조가 결성되어 있었으며, 43%가 고용여건이 어려운 것으로 평가하였다. 그리고 자사의 보유인력이 타사에 비해 경쟁우위에 있다고 평가한 기업은 39% 정도였다. 인센티브 규정, 고충처리제도, 제안제도, 고용안정성 보장제도, 업무수행결과 평가제도, 그리고 정기적 교육 훈련 등의 인적자원관리 제도 실시 여부와 활용 정도를 살펴보았다. 전체 응답 기업들에서 실시되고있는 비율이 가장 높은 제도는 정기적 교육 훈련이었으며, 업무수행결과의 평가제도의 도입 비율이 가장 낮았다. 그리고 도입한 인적자원관리 제도 중 활용 정도가 가장 높은 것은 고용안정성 보장 제도인 것으로 밝혀졌다. 이런 결과의 시사점과 앞으로의 연구방향이 제시되었다.

  • 최근 기업들은 빅데이터 활용을 통해 얻은 분석결과를 고객 마케팅 및 영업 전략 수립에 적극 활용함으로써 수익성 증대 및 비용 절감이라는 기대 효익를 달성하고 있다. 이러한 흐름에 따라 기업 내 시스템 사용자를 고객으로 두고 있는 HRM시스템 역시 인사데이터 분석을 기반으로 사용자의 기호와 요구사항을 반영한 가치 있는 정보를 제공해줌으로써 기존 기업 고객 이외에 잠재적인 고객층을 확보할 수 있는 맞춤형 HRM 시스템으로 진화해야 할 것이다. 본 연구에서는 빅데이터 기반의 인사데이터 분석의 필요성과 국외 인사데이터 분석 활용사례를 살펴보고 이를 기반으로 빅데이터 분석기술을 활용하여 사용자에게 가치 있는 정보를 제공해주는 개인화된 맞춤형 HRM시스템을 제안 및 설계하고자 한다.
