워라밸과 스마트워크환경이 조직 구성원의 직무만족과 조직헌신에 미치는 영향에 관한 연구 (A Study on the Impact of Work-life Balance and Smart Work Environment on Job Satisfaction and Organizational Commitment among Employees)

  • 워라밸에 대한 연구는 다양한 분야에서 진행되고 있다. 특히 조직문화 및 업무성과와 관련해서 활발히 연구가 이루어지고 있는 반면, 워라밸이 구성원의 조직헌신에 미치는 영향에 대한 연구는 미비한 상황이다. 따라서 본 연구는 코로나19 시대를 살아가고 있는 전국의 스타트업을 포함한 중소기업, 공공기관, 대기업종사자 등 463명을 대상으로 조직 구성원들의 워라밸이 조직헌신에 어떠한 영향을 미치며 이들 관계에서 직무만족의 매개효과에 대해 실증 분석하였다. 또한 코로나19 시대의 새로운 업무 형태인 스마트워크 환경이 직무만족과 조직헌신에 미치는 영향에 대해 추가적으로 검증해 보았다. 분석 결과 첫째, 워라밸은 직무만족에 긍정적인 정(+)의 영향을 미치는 것으로 분석되었고, 직무만족은 구성원의 정서적 조직헌신에도 긍정적인 정(+)의 영향을 나타냈다. 둘째, 직무만족은 워라밸과 조직헌신의 관계에서 일-가족 균형과 조직헌신 관계에서는 완전 매개, 일-성장균형과 조직헌신 관계에서는 부분 매개하는 것으로 나타났다. 셋째, 스마트워크환경은 직무만족과 조직 헌신에 정(+)의 영향을 미치는 것으로 확인되었다. 본 연구 결과를 보면 코로나19시대로 인해 변화하는 업무환경 속에서 조직 구성원들의 자발적인 직무 태도 향상을 위해서는 일-가족, 일-여가, 일-성장 균형이 매우 중요한 요인이며, 워라밸과 스마트워크 환경의 조성은 궁극적으로 조직의 생산성 향상을 위해 구축되어야 할 필요성이 있음을 시사하였다.

IT서비스에 있어서 기획자, 디자이너, 개발자의 업무 및 역할 상호 평가 비교 연구 (Reciprocal Job and Role Assessments of Planners, Designers, and System Developers of IT Services)

  • In the rapidly changing era of knowledge revolution, user-centered IT services are emerging as a very important component of modern business. However, in order to lead IT services into success, traditional capabilities and competences are not good enough. Development of IT services involve service planners and designers as well as traditional systems developers. This detailed segmentation of job and corresponding competences among involved in IT service development brings in new type of conflicts and contradictions that may require special attention for IT services to be properly development and implemented. This study aims to explore and define competences and roles of newly emerging job groups in IT services: planners, designers, and developers. In order to identify underlying competences of these emergeing groups, two stage interviews were conducted. At the first stage, general competence framework is developed across these groups with different skills for similar competence catogories. Using the categories developed at the first stage, members of each groups were asked to rate and assess the competences of other groups. Comparisons of these reciprocal assessment revealed the conceptual differences and biases across these groups. Detail differences are discussed and implications are discussed.

학습마을활동가의 잡 크래프팅을 통한 일의 의미 탐색 (An exploration of the meaning of work through job crafting by Learning Village Activists)

  • 본 연구는 잡 크래프팅을 중심으로 학습마을활동가의 일의 의미에 대해 심층적으로 탐색하였다. 이를 위해 학습마을활동가 4명을 대상으로 2020년 3월 23일부터 2021년 03월 05일까지 참여관찰과 심층면담을 통해 질적 사례연구를 수행하였다. 분석결과, 과업 크래프팅은 '자신이 가진 강점과 자원을 활용한 과업수행', '정해진 과업 이외의 추가적 업무수행', ' 효율적 과업수행을 위한 업무방식의 변화'가 나타났다. 인지 크래프팅은 '일의 중요성과 소명의식 인지', '일의 행복과 즐거움 인지', '일의 전문성 확장을 위한 역할 인지'가 나타났다. 관계 크래프팅은 '동료와 실천학습공동체 구축', '마을주민의 성장과 변화의 매개자', '업무관계자와 갈등과 협력의 공존'이 나타났다. 결론적으로 학습마을활동가들은 잡 크래프팅을 통해 능동적으로 일을 변화시키고 있었으며, 이는 일의 만족감을 향상할 수 있는 기초자료로 활용할 수 있다. 추후 타지역 학습마을활동가 대상의 후속연구를 제안하였다.

학교 신종플루 확산기 동안의 초등학교 보건교사의 직무현황 (The Job Status of Health Teacher, School Nurse, during Epidemic Outbreak of Influenza H1N1 in School)

  • Purpose: To identify the need to reform in the crisis response of Health Teacher, School Nurse, in elementary school during epidemic outbreak of influenza H1N1. Methods: 139 elementary health teachers, school nurse, in seoul elementary school responded in the questionnaire, and we analysed by using frequency and percent, t-test, and paired t-test. Results: The Job status became 121% more 'during influenza H1N1 (flu) outbreak' than Job status of 'before outbreak'. The proportion of the flu-related duty among their daily workload was up to 77.5%. The administration-related workload of the flu-related duty was 30.8%. and students' health assessment including temperature measurement 18.7%. Furthermore, an impediment of usual daily work due to an increaed flu-related workload was 95.7%, and no alternative plan such as disposition of assistant labor force was 86.1%. Especially, an impediment of health education was 61.0%, so the major concern was the loss of health education. We compared average scores (a five-point Likert scale) of health teachers' work motivation, exhaustion, work relationship and Job management of 'during' with 'before' flu-outbreak. The difference range of 'during' minus 'before' work motivation score was from -0.4 points to -0.9; work exhaustion range from 1.8 to 1.9; the difficulty of relationship between students, school personnel, parents of students, and health teachers from 1.4 points to 1.3 points; and the consideration of changing Job, taking time off from the Job and retirement from 1.4 to 1.6 points. Conclusion: The health teachers had a heavy workload due to flu-outbreak. They also experienced the impediment of usual work implementation. However, there was a shortage of alternative plan such as disposition of an assistant labor force. Under their Job status like this, the health teachers' motivation score was decreased and work exhaustion was increased. Furthermore, they had a lot of relation difficulty with students and school personnel. Therefore, we suggested that in contrast to the usual Job status, there is a need to have a prepared response during school crisis like flu-outbreak such as improved response system in seoul metropolitan education office, simplification or dispersion of administrative work, and temporary call-center for simple inquiries or advices.

Through which Entrepreneurship and job creation in developed countries. This study explores the current status and characteristics of Entrepreneurship education in Korea and suggests some directions for effective management of Entrepreneurship education.

치과위생사의 예방처치업무행태가 직무만족에 미치는 영향 (The effects of behavior of preventive treatment on job satisfaction in dental hygienist)

  • Objectives : The author has studied the effects of behavior of preventive treatment on job satisfaction in dental hygienist. Methods : The hygienists who had worked from June 27th to August 1st in 2011 were explained about this research objectives and only the hygienists who agreed with this research participation were conducted a self-administered Questionnaire survey and the results were collected immediately. The collected questionnaire was 297, but the final 250 questionnaire were decided as a target except for the trustless ones. This analysis was extracted using SPSS(SPSS 12.0 for windows, SPSS Inc, Chicago, USA). Results : 1. Preventive treatment of dental hygienist was shown as this order - Educational needs 4.25, Importance 4.12, Usefulness 4.09, Perform 3.42. Job satisfaction was reached the moderate level. 2. Analysis of preventive treatment of hygienist was shown as this order - Basic brushing education 4.72 was ranked the highest, Taking patient history and Incremental dental health care 4.58 was held the second place. Dental caries activity tests 3.30 was shown the lowest figures. Response of preventive treatment conducting was like this order - Taking patient history 4.30, Dental prophylaxis 4.28, Basic brushing education 4.11, Incremental dental health care 4.04. Dental caries activity tests 2.05 was shown the lowest figures. 3. General characteristics in behavior of preventive treatment was resulted in this case that the respondents who have worked for less one year in current job than the ones who have worked for more than five years was shown such a low level, this was taken as a meaningful difference.(p=0.008) 4. It was shown that the higher fulfillment of preventive treatment(${\beta}$=0.340, p<0.001) and the greater earnings(${\beta}$=0.194, p=0.001) and usefulness of preventive treatment(${\beta}$=0.130, p=0.042), the higher job satisfaction. Conclusions : Considering these results, environment where the hygienists can concentrate on preventive treatment which is their proper job should be built up as soon as possible. And through this environment, the atmosphere where hygienists, as oral health professionals, can play a role to improve the oral health of the people by boosting job satisfaction should be created. Also It is thought that an institutional, actual improvement-changing the social awareness towards hygienists and dentists, the recognition of scope of the hygienists' work - should be established urgently.

물리치료사의 임파워먼트와 직무만족, 조직몰입과의 관계 (Relationships Between Empowerment, Job Satisfaction, and Organizational Commitment Among Physical Therapists)

  • The aim of the study was to analyze the relationship between empowerment, job satisfaction, and organizational commitment among physical therapists. Currently, healthcare is changing very rapidly with developments in science and technology. In response to these rapid and uncontrollable changes, organizational members are often empowered. Through the empowerment process, feelings of powerlessness and frustration can be reduced and factors promoting work performance, such as job satisfaction and organizational commitment could be enhanced. One said this term popularly, there was a lack of study. There have been few studies on physical therapy administration. Data was collected from 352 therapists from many hospitals from February 1 to February 28, 2008, and analysis of variance, Pearson's correlation, etc., were performed. The results were as follows: Of all the characteristics of empowered subjects, gender (p<.05) and age were observed to be significantly different (p<.01). Educational background, working pattern, marriage status, and the period of duty were observed to be different among empowered therapists (p<.001). The degree of empowerment as perceived by therapists was 58.72. Empowerment was correlated with job satisfaction and organizational commitment (p<.01). The study on empowerment was significant from the aspect of strategies to increase work performance. To elucidate the optimal strategy to effectuate empowerment in clinical practice, we studied various aspects of empowerment. Further studies on the relationship between empowerment and organizational commitment are warranted.

대학도서관 조직건강성 진단에 관한 연구 (A Study of the Diagnosis of the Health of University Library Organizations)

  • The environment of the modern library is changing rapidly with advancements in information technology, massive increse in information, and with the changing needs of users for information in order to keep up with developments in science and technology. The library should also be in a constant state of change in accordance with the changing environment. But the current situation is that library organizations in Korea do not show any change. Here arises the need to diagnose the health of these organization. Organizational innovations can be achieved either by change in the organizational structure or administrative methods or in personal attitudes. In making organizational innovations, however, it is not sufficient only to change the organizational structure or the administrative methods without changing personal attitudes. The purpose of this thesis is to diagnose the health of university library organizations in Korea and to suggest prescriptions based on the results of this diagnosis, by means of organization development theory. In this study, the action research model and the diagnostic model were developed for the health of university library organization in Korea. The action research model consisted of 3 steps: diagnosis, intervention and evaluation. The diagnostic model comprised diagnostic criterion and diagnostic indicators. The health of an organization was selected as the diagnostic criterion. Diagnostic indicators were divided into 3 levels: personal job-satisfaction at the individual level, cohesiveness at the group level, and the organizational climate at the organizational level. Both the interview and the questionaire were used as diagnostic methods. The questionaire form was designed according to the Likert typle 5-point scale. For the investigation, 10 university libraries were selected from the private universities in Seoul, and questionaire sheets were sent to their 156 librarians and responses were received from 116 persons. An interview was carried out with a selected chief of departments of the library concerned. The results of the diagnosis show that the average personal job­satisfaction was 3.57, the group cohesiveness was 3.15 and organizational climate was 2.93, and accordingly the comprehensive health indicator was 3.22. The health of university library organizations in Korea was generally on the decline at all 3 levels. In particular, the organizational climate was in a very weak state. Most problems concern dissatisfaction with personnel policy, communications and non-professionally qualified directors. As the prescriptions, the following was suggested: institutionalization of the staff meeting for resolving problems with communication, appointement of professional directors, performance appraisal, conferring faculty status for librarians, and a suggest system. And for the improvement of the organizational climate, managerial grid training was suggested as one of the educational strategies for organizational development.

창업의도에 대한 연구: 기업가정신과 업무만족의 조절효과를 중심으로 (Research on Entrepreneurial Intention: Focus on Moderating Effect of Job Satisfaction)

  • 빠르게 변화하는 기업 환경에서 새롭게 창업을 하려는 창업의도가 직장인사이에서 강화되어지고 있다. 본 연구에서는 지식경영의 관점에서 창업의도에 영향을 미치는 효과를 확인하기 위하여서, 위험감수성, 성취욕구, 혁신성으로 이루어진 2차 요인인 기업가정신과 기술역량과 업무만족이 창업의도에 미치는 영향과 관계를 분석하였다. 이를 위해서 PLS 구조 방정식(Partial Least Square Structural Equation Model)을 이용하여서 제안된 연구모형을 통계적으로 검증하였다. 이를 위해 현재 직장에 재직중인 직장인 280명을 대상으로 Online으로 설문자료를 수집하였으며, 구조방정식모형을 통해 연구모형을 실증적으로 분석하였다. 분석 결과 제안된 모든 변수들이 창업의도에 유의한 영향을 미쳤으며, 업무만족은 기업가정신과 상호작용하여서 창업의도에 부(-)의 조절효과를 미치는 것을 확인하였다. 연구의 결과는 지식 경영관점에서 실무적, 이론적인 시사점을 제공하여 줄 것으로 기대된다.

다문화가족 방문교육지도사의 셀프리더십과 직무몰입에 관한 연구 (A Study on Self-Leadership and Job Involvement of Multicultural Family Home-Visit Instructors)

  • Objective: The purpose of this study was to investigate differences in self-leadership and job involvement based on the education levels, majors, and teaching experiences of multicultural family home-visit instructors and the influence of self-leadership on job involvement. Methods: 668 home-visit instructors participated in the online survey from 140 multicultural family support centers in Seoul, 6 metropolitan cities, 9 provinces, and other cities and counties. Data were analyzed through frequency, percentages, Pearson's correlations, one-way ANOVA, $Scheff{\acute{e}}$ post-hoc test, and stepwise multi-regression using SPSS 21.0. Results: The main findings are as follows. First, instructors who were high school graduates had significantly higher scores in self-leadership than the other groups. There was only a significant difference in self-reward of self-leadership based on their majors. There were no significant differences in job involvement based on the education level and major. The greater their home-visit teaching experiences, the higher their scores in self-leadership and job involvement. Second, the stepwise multiple regression model showed that self-expectation, self-goal setting, constructive thinking, and rehearsal of self-leadership explained 49% of the total variance in job involvement. Conclusion: Even though the high school graduates had significantly higher scores in self-expectation, rehearsal, and constructive thinking of self-leadership than the other groups, over-generalization should be avoided because the sample size was relatively small. Based on the finding that greater home-visit teaching experiences was associated with higher self-leadership and job involvement, it would be necessary to improve working condition to prevent instructors from changing jobs. These findings stress the importance of providing opportunities for home-visit instructors to develop leadership, thus improving job involvement.
