프리셉터십 프로그램 참여 간호사의 경험에 대한 융합적 고찰 (A Convergence Study on Nurses' Experiences Participating in a Preceptorship Program)

  • 본 연구는 종합병원의 프리셉터십 프로그램 과정에서 나타나는 프리셉터와 프리셉티 간호사의 참여 경험과 프리셉터십 프로그램의 개선점을 탐색하기 위한 질적 연구이다. 2018년 5월 1일에서 6월 20일까지 종합병원의 프리셉터십 프로그램에 참여 경험이 있는 프리셉터와 프리셉티 간호사 9명을 대상으로 개별 심층 면담을 실시하였고, 연구참여자들의 경험적 진술을 주제 분석 방법으로 분석하였다. 연구참여자들의 의미 있는 진술을 바탕으로 프리셉터 간호사의 경험은 4가지, 프리셉티 간호사의 경험은 5가지 주제가 도출되었다. 본 연구에서 프리셉터십 프로그램은 프리셉터 간호사의 교육에 효과적일 뿐 아니라 프리셉터 간호사의 직무 만족과 역량 강화에도 도움이 되었다. 그러나 프리셉터십 프로그램의 보다 효율적인 운영을 위해 병원기관의 적극적인 지원과 간호부서의 체계적 준비가 필요하다. 또한 프리셉터 간호사를 위한 교육과정 커리큘럼 개발과 함께 이들의 노력에 대한 적절한 보상과 근무 여건이 마련되어야 할 것이다.

간호대학생의 프리셉터십 융복합 실습 경험 (A Convergence Work Experience of Nursing Students under Preceptorship)

  • 연구의 목적은 3년+1년 학제 재학 중인 간호대학생의 프리셉터십 실습 경험을 이해하고 이를 토대로 간호직의 중도 포기를 방지하기 위한 효율적인 실습방안을 제시하기 위함이다. 연구방법은 23명의 참여자를 네 집단으로 나누어 초점 그룹 면담으로 진행하였다. 자료 분석은 Corbin and Strauss 근거이론으로 분석하였다. 본 연구결과는 비교분석을 통하여 이 연구의 중심현상은 '등대 찾아가기'였다. 원인적 조건은 간호업무를 배우는 기회였다. 맥락적 조건은 진짜 신규 간호사가 된 기분, 임상현장의 생생한 정보획득, 학생들의 프리셉터십 실습 교육에 대한 인식 부재로 나타났다. 중재적 조건은 근무환경, 주도적 학습 및 애착심이 도출되었다. 작용/상호작용 전략으로 다양한 환자 및 보호자 맞추어 가기, 남의 일 같지 않은 일 및 아는 것만큼 보임으로 도출되었다. 작용/상호작용의 결과로 뿌듯함 및 신규간호사 역할 배움에 대한 여정이 도출되었다. 본 연구결과는 '등대 찾아가기' 과정에 있는 간호 학생들에게 유용한 임상 실습 향상을 위한 기초를 제공하는데 의미가 있다.

  • 본 연구의 목적은 프리셉터쉽 적용이 모성간호학 실습을 하는 간호학생의 임상수행능력, 임상실습 스트레스, 임상실습 만족도에 미치는 효과를 확인하기 위함이다. 본 연구는 비동등성 대조군 유사실험연구로 2012년 7월부터 2013년 2월까지 모성간호학 실습을 하는 학생 140명(실험군 70명, 대조군 70명)을 대상으로 시행하였다. 본 연구결과는 SPSS 19.0/WIN 통계 프로그램을 이용하여 평균, 표준편차, t-test로 분석하였다. 연구결과 프리셉터십을 적용받은 간호학생은 기존의 방식으로 임상실습을 한 간호학생보다 임상수행능력과 임상실습 만족도에서 유의하게 높았으며, 임상실습 스트레스에서는 더 낮게 나타났다. 결론적으로 체계적인 프리셉터쉽 적용은 간호학생들의 임상실습교육에 효과적인 것으로 나타나, 다양한 임상실습 교육 분야에 체계적인 프리셉터쉽을 적용해 보는 것이 필요하다.

프리셉터십 경험 전, 후 프리셉터가 인지하는 역할스트레스와 역량 (Cognition of the Preceptors on the Preceptor's Role Stress and Competency Pre-Post Preceptorship Experience)

  • Purpose: The purpose of this study was to define cognition of the preceptors on the preceptor's role stress and competency pre-post preceptorship experience. Method: This study was designed as a one group pre-test and post-test study. The subjects of this study were 22 preceptors who had the preceptor preparation education and then worked as preceptor for four weeks at a university hospital. For data analyses, percentage, mean, paired t-test, Pearson's Correlation Coefficient were adopted with the use of SPSS WIN 10.0. Result: The results of this study showed that after the preceptorship experience, role stress of the preceptor decreased significantly compared to before the preceptorship experience. All of the score of sub domains was decreased. Especially, there was a significantly difference in education conducting and evaluation, personal relation and communication, professional development. Also, after the preceptorship experience, competency of the preceptor increased significantly compared to before the preceptorship experience. All of the score of sub domains was increased. Particularly, there was a significantly difference in socialization facilitator and educator except learning planning performance. There was a significant positive correlation between educational experience and the number of learner before preceptorship experience of general characteristics and competency, but was not correlation between general characteristics and role stress. Also there was not correlation between role stress and competency. Conclusion: The finding above indicated that the preceptorship was effective in decreasing preceptor's role and increasing preceptor's competency.

신규간호사의 공감수준과 인지된 프리셉터의 공감수준이 직무만족도, 직무스트레스 및 이직의도에 미치는 영향 (The Effects of Empathy and Perceived Preceptor's Empathy on Job Satisfaction, Job Stress and Turnover Intention of New Graduate Nurses)

  • 본 연구의 목적은 신규간호사의 공감수준과 인지된 프리셉터의 공감수준이 그들의 직무만족도, 직무스트레스 및 이직의도에 미치는 영향을 확인하는 것이다. 이를 위해 신규간호사를 대상으로 프리셉터십을 운영하는 3개의 의료 기관에 재직 중인 12개월 이하의 신규간호사에게 설문을 실시하였다. 성인학습이론에 따른 프리셉터십에서 프리셉터는 신규간호사에게 심리적 환경을 조성해 줄 필요가 있으며, 공감은 경험 주체가 인지하여야 한다. 연구 결과 신규간호사의 공감수준이 높을수록 인지된 프리셉터의 공감수준이 높았으며, 신규간호사의 공감수준이 높은 집단은 직무만족도가 높고 직무스트레스와 이직의도가 낮았으며, 공감 수준은 신규간호사의 직무만족도에 영향을 미치는 것으로 드러났다. 신규간호사가 경험한 인지된 프리셉터의 공감수준이 낮은 집단은 직무만족도가 낮고 직무스트레스와 이직의도가 높았으며, 인지된 프리셉터의 공감수준은 직무스트레스와 이직의도에 영향을 주었다. 이러한 결과를 토대로 신규간호사와 프리셉터 교육과정에 공감능력향상 프로그램의 도입을 제언한다.

프리셉터와 프리셉티의 간호 업무성과 영향요인 (Affecting Factors on Performance of Preceptors and Preceptees)

  • Purpose: This study was to investigate the factors influencing performance of preceptors and preceptees. Method: The selectees were composed of 27 preceptors and 27 preceptees. The preceptors were given twenty six hours of education and training concerned with theory and practice and then the preceptors mentioned above gave the preceptees vis-a-vis education and training for four weeks. The data were collected through a questionnaire survey of general characteristics, performance, autonomy, empowerment, organizational commitment. The data were analyzed using t-test, ANOVA, Pearson's correlation coefficient, and the Stepwise multiple Regression. Results: The differences of performance, autonomy, organizational commitment and empowerment were found to have a significance between preceptors and preceptees in preceptorship. The performance was significantly correlated between autonomy, organizational commitment and empowerment of the preceptors and preceptees. Stepwise multiple Regression analysis for performance revealed that the most powerful predictor was empowerment. These variables accounted for 37.7%(preceptors) and 54.6%(preceptees) of variance of the performance. Conclusion: The findings above indicated that the preceptorship was significant as nursing management intervention to increase nurses' performance. Therefore it may be necessary further to develop and apply, such as performance, autonomy, empowerment, organizational commitment in preceptorship.

프리셉터의 핵심역량과 지도유형에 따른 프리셉터 자기효능감 (Effects of Core Competency and Teaching Style on Preceptor Self-efficacy Among Preceptors)

  • Purpose: This study was aimed to find out the effect of core competency and teaching style on preceptor self-efficacy among preceptors. Methods: One hundred twelve nurses working at four university hospitals with previous preceptor experience participated in the survey. The data were analyzed by t-test, ANOVA, Pearson correlation coefficients and multiple regression. Results: The preceptors used 'judgment-initiative' teaching style most frequently, and reported the highest scores in the role model dimension of core competency. There were significant positive relations between age (r=.266, p=.005), clinical experience (r=.274, p=.004), preceptorship experience (r=.204, p=.032), core competency (r=.593, p<.001) and preceptor self- efficacy. But preceptor self-efficacy was not significantly different depending on the teaching style (F=0.72, p=.54). The most predictive factors of the preceptor self-efficacy were core competency and teaching style (judgment)(F=31.849, p<.001). The explained variance for preceptor self-efficacy was 35.9% in the model. Conclusion: The preceptor self-efficacy is essential for the preceptors' successful teaching experience and the clinical competency improvement of the entry level nurses. Management for an effective preceptor training program needs to focus on the improvement of core competency of preceptors, which will lead to strengthen their self-efficacy.

프리셉터의 업무수행, 자율성, 임파워먼트, 조직몰입에 대한 연구 (The Performance, Autonomy, Empowerment and Organizational Commitment of the Preceptors)

  • Purpose: The purpose of this study was to examine the performance, autonomy, and organizational commitment of the preceptors. Methods : The sample consisted of 29 nurses in one university hospital. The data were collected through a questionnaire survey of performance, autonomy, empowerment, and organizational commitment conducted from May through August. 30, 2003. The subjects accepted preceptor training for 26 hours, which was conducted by a researcher. The contents of the training program consisted of an introduction to preceptorship, nursing organization, teaching and learning methods, interpersonal relationships, organizational management, self management, and basic nursing practice. Analysis was performed by SPSS for percentile, mean, standard deviation, and correlation using the paired t-test. Results : Our study results showed that performance, autonomy, empowerment, and organizational commitment were significantly altered by training. After education for preceptors, performance, autonomy, empowerment, and organizational commitment were all enhanced. Performance was related with empowerment, and not with autonomy. Conclusion : This study suggests that the application of preceptorship as a nursing management intervention can benefit organizational efficiency.

프리셉터 간호사의 역할경험 (The Role Experience of Preceptor Nurses in Hospitals)

  • Purpose: The purpose of this study was to identify the role experience of preceptor nurses in general hospitals. Methods: Data were collected from 10 experienced preceptor nurses through in-depth interviews about their experiences. The main question was "How do you describe your experience as a preceptor in the process of role adaptation?" Qualitative data from field and transcribed notes were analyzed using Strauss & Corbin's grounded theory methodology. Results: The core category of experience in the process of role adaptation as a preceptor nurse was identified as 'being responsible to teach from beginning to end'. The participants identified five interactional strategies; 'abruptly having to take the role as a preceptor unwilling', 'difficulties in field training with variable situations', 'preceptor and new nurse with love and hate relationships', 'bring up preceptee as a child', 'redefining the concept of preceptor'. Conclusion: The results of this study provide useful information for understanding the role of preceptor nurses in general hospital who have to teach new nurses with patience and responsibility. It will be needed to establishment of preceptor's role and educational standards, and policy for their rewards by nurse manager. Additionally, making cooperative educational climate in nursing ward is important for teaching new nurse.

프리셉터의 신규간호사 교육경험 (Nurses' Lived Experience of Preceptorship for Newly Graduated Nurses in Hospital)

  • Purpose: This phenomenological study is aimed to describe nurses' lived experience of preceptoring in hospitals. Methods: Ten nurse preceptors who participated in this qualitative study shared their experience of the preceptor's role in hospitals. Data analysis was done using the Colaizzi' phenomenological method. In-depth personal interviews were conducted from September 1 to November 30, 2013. Results: Based on this study, seven consistent categories and twenty-two theme clusters emerged from collected data. The seven themes were: 'not knowing what to do', 'not understood', 'burnt out due to pressure from work', 'having difficulty in building relationships at work', 'becoming similar to their preceptor, personal growth through preceptorship', and 'feeling rewarded at the preceptee's improvement'. Conclusion: The result of this study suggests that further research is needed to improve preceptors' adaptations to the workplace and to reduce their stress.
