초등교사의 직무스트레스와 감정노동이 조직몰입에 미치는 영향: 긍정심리자본의 매개효과를 중심으로

  • 최근 교사들의 잇단 극단적 선택으로 학교의 변화와 상황에 대한 문제의식이 사회적으로 날로 높아지고 있다. 교직에 대한 선호도가 급격히 떨어지고 교직 이직 비율도 빠르게 높아지고 있어 교육의 질을 걱정하기에 이르렀다. 드러난 문제가 원인의 하나일 수 있으나 많은 연구에서 교사들의 직무스트레스가 심각한 수준임을 밝히고 있고, 학교교육 현장에는 교사들이 조직에 몰입하기 어려운 다양한 문제들이 있음을 밝히고 있다. 그럼에도 교육현장에서는 학생, 교사들이 함께 성장할 수 있고 모두가 만족하는 교육 활동을 실현시키고 변화와 혁신을 통해 교육역량을 높이고자 지속적으로 노력하고 있다. 본 연구는 초등학교 교사의 직무스트레스와 감정 노동이 조직몰입에 미치는 영향을 조사 분석하고 두 변인 즉 직무스트레스와 감정 노동이 직무몰입에 미치는 영향에서 긍정심리자본의 매개 효과를 알아보는데 그 목적이 있다. 교사 직무스트레스 실태를 종합적으로 파악하고자 관계 요인, 업무요인, 정책 요인으로 나누어 분석(김종민 외, 2018. 경기도교육연구원)하고 특히 스트레스 요인 중 가장 비중 있는 감정 노동 부분은 분리하여 더 상세히 분석하고자 한다. 이를 위해 경기도, 경기도, 서울, 전라남도 소재 초등학교교사 500명을 대상으로 자료를 수집하여 SPSS 20.0 프로그램을 활용하여 변인들의 기술통계치를 산출하고자 한다. 초등교사의 인구통계학적 변인간에 유의한 차이가 있는지 확인하기 위해 t-검정과 일원배치 분산분석(ANOVA)을 실시한다. 그리고 연구에 포함된 변인들간의 상관계수를 산출하고 Baron과 Kenny(1986)의 절차에 따른 3단계 회귀분석과 부트스트래핑(bootstrapping) 기법을 적용하여 매개효과의 유의성을 검증하고자한다.

The Impact of Window Bakery Employee Psychological Capital on Job Satisfaction and Customer Orientation - Focused on Gwangju - (윈도우 베이커리 종사원의 심리적 자본이 직무만족과 고객지향성에 미치는 영향 - 광주지역을 중심으로 -)

  • This study examined the factors that affect the relationship between window bakery employee psychological capital l, job satisfaction and customer orientation. A total of 220 questionnaires were distributed to employees, of which 205 were deemed suitable for analysis after the removal of 15 unusable responses. In order to perform statistical analyses required by the study, the SPSS 18.0 Statistical Program was employed for frequency, facto, reliability, correlations, and regression analyses. The results of exploratory factor analysis showed that four factors regarding psychological capital were extracted from all measurements with a KMO of 0.780 and a total cumulative variance of 66.633%, With regard to job satisfaction, one factors was extracted with a total cumulative variance of 61.592% and a KMO score of 0.658. One factor for customer orientation was extracted that accounted for a total cumulative variance of 64.240% and a KMO score of 0.765. All factors were significant to 0.000 and the correlation between variables was significant. Thus, based on the results, the main research hypothesis that identifies the relationships that psychological sapital with job satisfaction and customer orientation was adopted.

The relationship between positive psychological capital and entrepreneurial intention among middle-aged and elderly individuals: Mediation of Risk Sensitivity and Moderating Effects of Asset Status (중·고령자의 긍정심리자본이 창업의지에 미치는 영향: 위험 감수성의 매개 및 자산상태의 조절 효과)

  • This study aims to investigate the relationship between positive psychological capital and entrepreneurial intention among middle-aged and elderly individuals who are interested in starting their own business by focusing on the mediating effect of risk sensitivity and the moderating effect of asset status. To accomplish the study's objective, a questionnaire was administered to approximately 250 middle-aged and elderly people working in Seoul from December 1 to December 31, 2019. Collected data were analyzed using SPSS 26.0. Specifically, frequency analysis and descriptive statistics were conducted, and reliability of the constructs was assessed. Factor analysis was used to measure the goodness of fit of the model developed. Finally, a structural equation model was established, and analysis was conducted on the test of the hypotheses about the mediating, moderating, and adjusting effects using the AMOS statistical package. The results revealed that positive psychological capital had a positive impact on risk sensitivity, and the path analysis of self-efficacy and entrepreneurial intention as well as resilience and entrepreneurial intention showed results of 0.042 and 0.026, respectively, supporting mediating effects. In the causal relationship between positive psychological capital and entrepreneurial intention, asset status acted as a moderator given that the chi square difference between the models was 7.096. Thus, the findings provide implications for comprehensive training programs to boost positive psychological capital and asset status in middle-aged and elderly individuals who are preparing to establish their own business. Further studies are needed to cover broader geographic areas and compare/analyze other variables associated with business startups.

A Study on the Effects of Psychological Capital on Pro-social Organizational Behavior in Local Subsidiary Abroad : Focusing on the Type of Leadership as a Moderator. (해외법인 현지국 직원의 긍정심리자본과 친사회적 조직 행동 간의 관계 - 리더십 유형의 조절효과를 중심으로 -)

  • The objective of this study has two filds. The first is to examine the effect of native employee's psychological capital on their pro-social organizational behavior in the context of a local subsidiary in abroad. The second is to investigate the moderation effect of non-native managers' leadership type in the relationships between psychological capital and pro-social organizational behavior. The researcher provides the theoretical research model based on the pro-social capital theory and then empirically tests the model by using a valid 334-case collected from three overseas-affiliated-companies in Philippines. The results show that native employees' psychological capital positively and significantly influences to pro-social organizational behavior. Moreover, non-native managers' type of leaderships has the significant moderation effects in relationships between native workers' psychological capital and pro-social organizational behavior. Specifically, stronger relationships are identified in all of relationships when the managers show transactional, transformational and authentic leaderships. Theoretical contributions and practical recommendations are also discussed based on the results of the study.

Effects of Nurses' Transformational Leadership on Job Attitude : The mediating Effects Psychological Capital (간호사가 지각하는 변혁적 리더십이 일의 의미와 이직 의도에 미치는 영향 : 심리적 자본 매개 효과)

  • The purpose of this study was to explore the effects of transformational leadership as perceived by nurses working in medical institutions on their work attitudes using psychological capital as a mediating variable. Subjects were 201 nurses working in three general hospitals located in Seoul with more than 300 beds, and SPSS Windows 20.0 and AMOS 20.0 were used for data analysis. As the results of the analysis, transformational leadership had direct effects on psychological capital (.68, p=.007), turnover intention (-.34, p=.008), and meaning of work (.11, p=.007), whereas psychological capital had direct effects on meaning of work (.26, p=.009) and turnover intention (-.07, p=.041). In addition, transformational leadership had indirect effects on turnover intention (-.05, p=.087) and meaning of work (.18, p=.004). The results of this study can be used as a base material in the development of programs to exert positive effects on nurses' work attitudes.

The Effects of Professional Capability, Psychological Capital and Career-Related Continuous Learning on the Job Performance among Practitioners of Child Welfare Centers (지역아동센터 종사자의 전문적 능력, 심리적 자본, 지속경력학습이 직무수행에 미치는 영향)

  • Child welfare centers not only protect children at the first line of community, but also perform the tasks of systematic social service by linking the various resources of community and establishing a support system for children. Making quantitative growth, child welfare centers are faced with a request for operational systemicity and professionalism in terms of quality. This study set out to investigate the effects of professional capability, psychological capital, and career-related continuous learning on the job performance among practitioners of child welfare centers. For those purposes, the study conducted a survey by mail with those who were working for child welfare centers in Busan and Gyeongnam Province from March 2 to 25, 2016. Of the collected questionnaires, 550 whose responses were sincere were used in the final analysis. The analysis results show that psychological capital had the biggest influence on the job performance among practitioners of child welfare centers. Furthermore, in the chief of child welfare centers, the more having of professional capability, the more job performance they experienced. However, in the front-line social workers, professional capability did not affect the job performance. Those results indicate that the expansion of psychological capital should be a top priority to help the practitioners of child welfare centers improve their job performance. Based on those findings, the study offered some implications for the organizational management of child welfare centers.

Associations Between Perceived Health Status and positive psychology capital and job stress Among Korean Red Cross Workers (혈액원 노동자의 주관적 건강 상태 관련 요인: 긍정심리자본, 직무스트레스를 중심으로)

  • This study was a descriptive exploratory study to provide a foundation for improving the healthy working environment in Korean Red Cross Blood Center workers. A total of 215 surveys were collected from September 8 to October 31, 2020. Chi-squared test or Fisher's extract test, Independent t-tests, and Multiple Logistic Regression were performed with the SPSS 19.0 statistical program. We conducted multiple logistic regression analysis to evaluate the relationship between positive psychology capital and job stress with the perceived health status. The good perceived health status was 35.3%(N=76). When adjusted for related factors, the general characteristics and work characteristics were not related to perceived health status, and the positive psychological capital and job stress were significantly different between healthy and unhealthy groups (p<.001, p<.001). As positive psychology capital increased by one unit, the odds ratio of good health groups for subjective health increased significantly 1.1 times [95% Confidence interval (CI: 1.0-1.1)] and the odds ratio for good health groups for subjective health status decreased by 0.9 times [95% Confidence interval (CI: 0.8-0.9] as job stress increased by one unit.

The Influence of Early Childhood Teachers' Positive Psychological Capital on Early Childhood Teachers' Behavioral Attitudes through Job Stress (유아교사의 긍정심리자본이 직무스트레스를 통해 유아교사의 행동 태도에 미치는 영향)

  • Early childhood teachers are teachers who take care of and raise infants or children and play a role in providing various care. The purpose of this study is to investigate the correlation between how the positive psychological capital of early childhood teachers affects the behavioral attitude of early childhood teachers through job stress in the COVID-19 situation. This study was conducted through an online survey from October 1st to October 14th, 2021, targeting 220 kindergarten teachers and daycare center teachers. Except for 20 questionnaires such as omission of records, a total of 200 questionnaires were used for the final analysis. As a result of hypothesis verification, first, it was found that self-efficacy and hope among positive psychological capital had an effect on lowering work stress. Second, among positive psychological capital, hope and optimism were found to have an effect on lowering parents' stress. Third, it was found that work stress had a positive effect on turnover intention but a negative effect on loyalty. On the other hand, it was found that parent stress had a positive effect on both turnover intention and loyalty. Based on the results of this study, it is expected that it can be used as basic policy data to help lower the turnover intention of early childhood teachers in the situation of COVID-19.

The Effect of Positive Psychological Capital on Career Preparation Behavior through Self-determination of College Students (대학생의 긍정심리자본이 자기결정성을 통해 진로 준비 행동에 미치는 영향)

  • While college students have great difficulties in preparing for their careers due to the long-term COVID-19 period and the 4th Industrial Revolution, research on positive psychological capital and self-determination factors for employment is insufficient. Based on this, this study aims to investigate the relationship between positive psychological capital and career preparation behavior through self-determination factors for college students. This study conducted a questionnaire for 350 people from April 1 to April 10, 2022, and a total of 345 copies were used for the final analysis, excluding five questionnaires for omission of records. As a result of the study, first, among positive psychological capital, hope had a positive effect on self-determination, but self-efficacy had a positive effect only on competence, and optimism had a positive effect on relationship. have been shown to affect And resilience was found to have a positive effect on autonomy and relationship. Second, among the factors of self-determination, autonomy had a positive effect on both career preparation behavior, and the relationship was found to have a positive effect only on the conversation of career preparation behavior. Using the results of this study, it is expected that it can be used as basic data for the direction and policy for college students to prepare for employment.

A Study on Effect of Psychological Capital on Turnover Intention & Mediating Effect of Organizational Commitment: Focusing on Construction Industry Workers (심리적 자본이 이직의도에 미치는 영향과 조직몰입의 매개효과에 대한 연구 : 건설업 종사자를 중심으로)

  • The global economic growth rate has been slowed due to changes in the economic and social environment related to the recent trends in the construction market and construction industry, prolonged inflation, intense tensions among countries, and increased interest rates. Since the workers in the construction industry, due to the nature of the industry, move to another site after the completion of an awarded project rather than staying for a long time while performing work at one workplace, various issues are brought out such as poor working environment resulting from unfairness in construction contracts, aging of workers, their anxiety, and job instability. The previous studies on the turnover intention of construction industry workers mainly dealt with external aspects such as leadership, job embeddedness, and organizational citizenship behavior, while the psychological impact was overlooked. The purpose of this study was to develop a measure to reduce or alleviate turnover intention of construction industry workers by verifying empirically the relationship among psychological capital, organizational commitment, and turnover intention among them. For the purpose, whether psychological capital influences organizational commitment and turnover intention, the impact of organizational commitment on turnover intention, and whether organizational commitment has a mediating effect in the relationship between psychological capital and turnover intention, among 310 construction industry workers in the metropolitan area. The results are as follows: First, hope and self-efficacy were found to have a negative (-) effect on turnover intention, while resilience and optimism from psychological capital did not have a significant effect. Second, hope, resilience, and optimism from psychological capital were found to have a positive (+) effect on organizational commitment, while self-efficacy from psychological capital had no significant effect. Third, organizational commitment was found to have a significant mediating effect on the relationship between hope from psychological capital and turnover intention. The results of this study showed that, in construction industry workers, psychological capital affects turnover intention through the mediating effect of organizational commitment. While previous studies mainly considered external influences on the turnover intention of construction industry workers, this study has academic implications in that it sought to strengthen organizational commitment and alleviate turnover intention by approaching psychological aspects. As a practical implication, it was found that higher self-efficacy and hope for work in the organization, from psychological capital, in the construction industry workers were found to lower turnover intention through job performance in a psychologically stable state. It is considered, therefore, that various systems, including job autonomy and flexible work, should be established to improve self-efficacy and hope.
