The Influences between New Nurses' Nursing Performance, Emotional Intelligence, Self-resiliency and Core Self-evaluation (신입간호사의 정서지능, 자아탄력성, 핵심자기평가가 간호업무수행에 미치는 영향)

  • This study is a descriptive research of investigating the correlation between new nurses' nursing performance, emotional intelligence, self-resiliency and core self-evaluation. The subjects were 114 new nurses working for less than 12 months at two different hospitals with over 800 beds located in Gyeonggi-do. Between July and November, this study collected the data measured by using a structured questionnaire survey for nursing performance, emotional intelligence, self-resiliency and core self-evaluation. As a result, it was found that there was a difference in the degree of nursing performance according to new nurses' education level, job satisfaction, and working position task satisfaction, and that the higher the emotional intelligence, self-resiliency and core self-evaluation were, the better the nursing performance was. As for emotional intelligence, education level, core self-evaluation and job satisfaction, it was found that they were variables to well predict the degree of nursing performance, and explained 33% of variance in nursing performance. Accordingly, it is necessary to provide actual field-adaptive training education including emotional intelligence and core self-evaluation other than nursing performance from new nurses' orientation in consideration of education degree and job satisfaction.

Suggestion of Japanese nursing staff supply and demand plan policy (일본 간호인력 수급방안정책의 시사점)

  • The purpose of this study is to seek out effective policy measures for improving the working environment and improving the supply and demand of nursing manpower in Korea, thereby improving the quality of nursing and creating a high-quality work environment to present a plan to secure adequate supply and demand for nursing manpower. To this end, we have looked at ways to secure effective nursing manpower through literature related to Japanese nursing manpower policy, which has similar health systems to Korea. Japan has established a nursing manpower supply policy since 1974, and is making efforts to improve the working environment and re-employment of idle nursing personnel due to frequent turnover and retirement. As a result of these efforts, the turnover rate of new nurses less than one year in Japan decreased to 7.5%, while the rate of new nurses in Korea was 33.9%. In addition, it is possible to consider ways to encourage medical institutions that have actively promoted and hired idle personnel through various incentives and financial support at the central and local levels.

Effects of Mentoring Program's Development about New Nurses (신입간호사에 대한 멘토링 프로그램의 개발 효과)

  • The purpose of this study was to develop a mentoring program to support the professional growth of new nurses and to check the effectiveness. This mentoring program was developed by research teams and mentoring professionals based on Benner's theory. The data was analyzed using SPSS 18.0 program. The average of satisfaction of mentoring program in the mentees is 4.31 higher than mentor as 3.77. The highest scored item was 'need of mentoring program', the lowest one was 'mentoring program period and number of meetings'. Finally based on the results of the research, the duration of the mentoring program was changed to the six months. A steady support of the organizational policy about mentoring program is required to secure an outstanding nursing workforce.

The Preceptor's Core Competency Related to Conflicts between Newly Graduated Nurses and Preceptors (신입간호사와 프리셉터 간 갈등경험에 따른 프리셉터의 핵심역량)

  • Purpose: This study was to investigate actual conflicts between newly graduated nurses and preceptors during preceptorship period and the preceptor's core competency related to their conflicts in order to prepare an educational program to develop a preceptor's core competency. Method: A total of 100 questionnaire sheets were collected for data analysis from a valid pair of 94 newly graduated nurses and 94 preceptors. The questionnaire consisted of the preceptor's core competency evaluation tool, and experiences of the conflicts between newly graduated nurses and preceptors. Data was analyzed using SPSS 12.0. Result: Preceptors faced more conflicts than newly graduated nurses, but the former went through conflicts for a shorter time. The conflict-experiencing newly graduated nurses evaluated their preceptor's core competency more excellently than the other's except 'role model'. The conflict-experiencing preceptors evaluated 'learning plan implementation' competency more excellently than the other's. Conclusion: It is advisable to have educational programs and opportunities for increasing preceptor's core competency.

A Study of New Nurses' Resilience, Job Stress and Burnout (신입간호사의 회복탄력성, 직무스트레스 및 소진)

  • Purpose: The purpose of the present study was to identify correlations between resilience, job stress, and burnout in new nurses. Methods: The participants were recruited from a university hospital. All participants (N=87) were new nurses whose clinical experience was 12 month and less. We gathered data regarding demographics, resilience, job stress, and the incidence of burnout among the nurses using structured questionnaires. We analyzed the data using t-test, one-way ANOVA, Pearson correlation, coefficien and multiple regression analyses. Results: Resilience of the nurses was negatively correlated with job stress (r=-.377, p<.001) and burnout (r=-.568, p<.001), while job stress was positively correlated with burnout (r=.511, p<.001). Resilience and job stress explained 42.5% of the variance in nurses' burnout ($R^2$=.425, F=37.071, p<.001). Conclusion: These results of the present study indicate that the management programs to address job stress and resilience for new nurses should be needed to reduce the burnout among them.

Relationship of Perception of Clinical Ladder System with Professional Self-Concept and Empowerment based on Nurses' Clinical Career Stage (간호사의 임상경력단계에 따른 경력개발제도 인식과 전문직 자아개념, 임파워먼트와의 관계)

  • 연구목적: 본 연구는 간호사의 임상경력단계에 따른 경력개발제도에 대한 간호사의 인식을 파악하고, 경력개발제도에 대한 인식, 전문직 자아개념과 임파워먼트와의 관계를 파악하여 간호사 경력개발제도의 개선의 근거 마련하고 전문직 자아개념과 임파워먼트의 증대 방안 모색을 통한 인적자원관리에 기여하고자 시도 된 서술적 상관관계 연구이다. 연구방법: 서울시 소재 일 상급종합병원에서 근무하는 중환자실, 수술실, 응급실 간호사 162명을 대상으로 설문지를 이용하여 경력개발제도에 대한 인식, 전문직 자아개념, 임파워먼트를 측정하였다. 수집된 자료는 SPSS WIN 18.0 프로그램을 활용하여 서술적 통계, t-test, ANOVA, Pearson's Correlation Coefficient, Multiple linear Regression을 시행하였다. 연구결과: 간호사의 임상경력단계에 따른 경력개발제도에 대한 인식은 전임 2 간호사가 신입 간호사, 일반 간호사, 전임 1 간호사보다 높은 인식을 가지고 있었다. 경력개발제도에 대한 인식과 전문직 자아개념, 임파워먼트에는 통계적으로 유의한 양의 상관관계가 있었다. 다중회귀분석을 실시한 결과 경력개발제도에 대한 전반적 이해, 경력개발제도에 대한 기대효과, 최종학력, 임상경력단계가 전문직 자아개념의 42% 설명하는 것으로 나타났고, 경력개발제도에 대한 전반적 이해, 전문적 활동 참여에 대한 인식, 경력개발제도에 대한 기대효과, 임상경력단계가 임파워먼트를 42% 설명하였다. 결론: 전문직 자아개념과 임파워먼트에 영향을 미친 변수로 나타난 경력개발제도에 대한 인식을 향상시킬 수 있는 방안을 개발하여 적용을 통한 효과 검증이 요구되며, 간호 관리자들의 제도 운영과 관련된 장애요인의 파악 및 세심한 제도 개선이 필요하다.

Development of an e-Learning Program about Medication for New Nurses (신입간호사를 위한 투약 간호 e-Learning 프로그램 개발)

  • Purpose: The purpose of this study was to develop an e-Learning program about medication for nurses to enhance nurses' medication performance ability and to analyze learners' responses after studying with this program. Method: For the development of the e-Learning program, the NBISD(Network Based Instructional Systems Design) model, suggested by Jung(I999) was applied as a basic model and the instruction design theory of Gagne & Briggs(1979) and ARCS theory of Keller(I983) were applied. After the operation of this program for one month to 34 new nurses, learners' responses were analyzed. Result: Learners' knowledge of medication was greatly improved after this program. In addition learners' satisfaction with the overall education program, help in field applicability, ease of screen shift and exploration, and tutor activities were high and the contents were regarded suitable for e-Learning. Many things were advantageous such as easy accessibility, easy understandability with pictures and flash animation, practical cases and feedback from a tutor. Provision of a supplementary handout and improvement of a tight time schedule were pointed out as things to be improved. Conclusion: This e-Learning program can be used effectively for medication education for registered nurses, student nurses, and new nurses.

Transition of Simulation-Based Learning in Nursing Schools: A Concept Analysis (간호대학 시뮬레이션 교육의 이행(transition)에 대한 개념 분석)

  • Purpose : The purpose of this study was to identify the attributes, antecedents, and consequences of the transition of simulation-based learning (SBL) in nursing schools. Methods : The study was conducted in accordance with Walker and Avant's conceptual analysis process. We searched MEDLINE, CINAHL, EMBASE, Google Scholar, and RISS (Korean Education and Research Information Service) databases, resulting in nine studies for an in-depth review. Results : The attributes of transition of SBL include (1) preparing for a professional role, (2) practicing in a real clinical setting, and (3) progressing toward expected competency. Antecedents of the concept include novice status, changing roles, clinical experience in controlled settings, and expected competency in the clinical setting. Conclusion : The transition of SBL includes the important feature of progression toward expected competency. Further research is needed to identify graduate nurses' experiences during this transition to establish a strategy for improving it and developing a measurement tool that reflects attributes of the concept.

Team-Spirit Experiences for New Nurses through off-the Job Training (직장 외 교육훈련을 통한 신입 간호사의 팀 정신 경험)

  • Purpose: The purpose of this study was to identify the experiences of Team-Spirit training in new nurses. Method: Data was collected through open-ended and self-reported questionnaires which were received from 47 new nurses who had finished team-spirit training for 2 days. The content analysis method was used to derive the core-category, categories and concepts of Team-Spirit training for new nurses. Result: The care category identified in new nurses trained in Team-Spirit was upgrade myself and our team. The following 4 categories also emerged; companion, interdependency, importance of community, and future growth of myself and our community. The derived 12 subcategories were intimacy, importance of companions, binding, partaking in difficulties, empowerment, observing rules, cooperation, consensus, self-pledge as a subordinator, motivating vision formation, developing professionalism, contribution and devotion. The 34 concepts were derived from the new nurses' statements. Conclusion: These results imply that Team-Spirit Training for nurses could contribute to companionship, interdependency, importance of community, and future growth of oneself and the hospital team.

Geographic Mobility and Related Factors among Newly Graduated Nurses (신입간호사의 지역간 이동 양상과 영향요인)

  • Purpose: This study aimed to analyze the mobility of newly graduated nurses from regions where their nursing schools were located to regions where they took up their first jobs, and to identify factors influencing nurses' mobility. Methods: Data from the Graduates Occupational Mobility Survey, collected annually from 2010 to 2014 by the Korea Employment Information Service, were analyzed. The sample consisted of 1,488 graduates and 1,229 nurses who were employed on a full-time basis in hospitals. Multiple logistic regression analysis was conducted to identify factors associated with geographic mobility. Results: Among the nurses working in hospitals, 69.2% had their first jobs in their nursing school regions and 11.3% in their high school regions. Fifty-two percent of the nurses worked in the capital region; 47.2% thereof had moved from a non-capital region. Nurses were more likely to work in their nursing school region when they were female, were older, graduated from a high school located in their nursing school region, graduated from a college (vs. university), had a lower nursing school performance, and expected lower monthly wage, compared with those who left their nursing school region. Conclusion: Education and remuneration policies are required to reduce geographical mobility to the capital region.
