Theoretical Examination of the Pay-for-Performance Practice: Case of a Shipbuilding Company

  • Pay-for-performance plans are some of widely used human resource practices in many firms, including shipbuilding, for productivity and motivational improvement purposes. Such plans play an important role in industries that are highly labor-intensive, and where effective management of human resources is critical to business operations, such as the shipbuilding industry. Those practices can have large impact on employee performance and ultimately company competitiveness. Research studies that show how such incentive plans improve productivity and reported pattern of adoption by firms have spurred the use and adoption in many firms. However, there are also researchers who point out that there are negative consequences to using incentive plans. Therefore it is important for companies to carefully consider the practices they use. In this paper, I discuss research findings that support the practices and critical viewpoints related to pay-for-performance plans. Research findings from Korean literature are, then, discussed. The shipbuilding industry is chosen because proper human resource management is critical in reducing turnover and increasing employee satisfaction. Through a shipbuilding company case, problems related to using pay-for-performance incentive plans and how they affect work-related issues of employee morale, cooperation, and teamwork will be discussed. While positive aspects have been emphasized to drive greater adoption among firms, the resulting consequences of the pay plans need to be seriously considered and improvements upon the plans made by firms. Improvement suggestions are discussed in the conclusions and implications.

Production Process Analysis based on Information Strategy Planning with Present Condition Diagnosis of Small FRP Shipyards (소형 FRP 조선소 현황 진단과 정보 전략 계획 방법론 기반의 생산 공정 분석)

  • Recently, the small shipyard companies have difficulties that causes by depression of shipbuilding industry. The small shipyard companies need some strategies to overcome the slump in shipbuilding industry field. In this paper, we conduct the survey for present condition diagnosis of small shipyard companies, and analyze the production process based on Information Strategy Planning(ISP) method. When analyze based on ISP, we apply IDEF0 and LOVC technique to analyze the production process of small shipyard companies. Also we conduct the gap analysis between the analyzed present condition and the requirements of improvement. Therefore, the most important result of the analysis is to establish a system for enterprise planning and management, which customized for small shipyard companies, with satisfying economic feasibility and usability.

  • In shipbuilding industry, welding position are usually flat and vertical position at the erection stage. Application of SAW and EGW for these positions makes it possible to achieve enhanced productivity and high quality. But owing to their large size and weight it is difficult to apply these techniques in short and narrow regions. To overcome this problem, our company developed light weight and compact size 4-axis welding carriage which perform 3D weaving. The purpose of this study is to explain the development and application of intelligent welding carriage using 3D weaving pattern that can fill a large amount of welds and thereby making it possible to achieve high quality of welding. This study shows 3D weaving pattern, development of weaving database, and skill of adaptive control response for the variable gap. Also, it shows the results of procedure qualification test for the AH-grade steel when applied to the intelligent welding carriage.

Assessment of Work Ability of Korean Workers in the Shipbuilding Industry using FIOH Questionnaire

  • Objective: The goal of this study was to assess work ability of Korean workers in the shipbuilding industry. Background: Old age is associated with inevitable time-dependent losses in physical capabilities. However the maintenance of physical capabilities is essential for continuing independence in old age. The work ability index(WAI) was constructed to reveal how well a worker is able to perform his or her work. Method: The WAI is a kind of survey methods developed to estimate the work capacity of aged workers by the Finish Institute of Occupational Health(FIOH) in 1998. The difference of the WAI between groups in each category was tested using the Kruskal-Wallis test, and the relationship between the WAI and the workers' ages was tested by the Correlation test. Results: This study surveyed 2,709 persons working in the shipbuilding industry in Korea. The average WAI score for all workers was 40.0 denoting a Good Level. Also, workers in the shipbuilding industry had lower work ability, as compared to the results of other industries. The WAI was analyzed for different age groups(${\leq}29$; 30~34; 35~39; 40~44; 45~49; 50~54; ${\geq}55$). The results of Kruskal-Wallis test showed that significant difference was identified on the effect of aging(p<0.05). Conclusion: Advanced countries like the Finland showed decreasing tendency in good and excellent levels as aged, but there was no decreasing tendency in Korean population. The results may be attributable to the general characteristics of Korean society, such as poor social security and burden caused by role of the patriarch. It may bring forth higher work ability in aged population even their physical condition is getting worse. Application: This finding could be used for developing more accurate assessment tool of work ability for working environment.

  • This study inquired the features of restructuring of shipbuilding industry and structure of community cooperation. The Sinhyeon-eup region has experienced rapid changes as a large shipyard location. Prior to Korea, Japan has developed the cooperation of company-community-residents relationships and the reorganization of location systems through division and accumulation system. The restructuring of shipbuilding industry in Korea have focused on the improvement of business environment. So they have not been efficiently settled in the accumulation and the cooperation structure between company and region. Japan established the organic cooperation structure of company and community before the large restructuring, while the shipbuilding industry city of our country commenced it with the crisis of community by the restructuring. In the Sinhyeon-eup region, The connecting ring among the production sections of a core company in center is established. However the structure of community cooperation is weak. The structure of community cooperation as local governance consist of company, pubic institution, local residents, and regional expert. This structure can be a rational channel in which it can not only strengthen the cohesion of the community, but also solve the present questions of the industrial city.

  • The shipbuilding industry is one of the domains which need an effective computer application. Particularly the productivity of process planning of a shipbuilding for crude -oil tanker can be greatly enhanced by introducing CAPP(Computer Aied Process Planning). In this paper we describe a prototype expert system which enables block division process planning in shipbuilding. The system determines block division lines of the midship sections of oiltanker. Case-based reasoning(CBR) approach is applied for this purpose instead of rule-based one.

  • Musculoskeletal disorders(MSDs) are one of the major issues in shipbuilding industry. Main risk factors of MSDs include manual handling of heavy weight, awkward posture, repetitive tasks, prolonged static muscle contraction, and so on. in this study, Using the three-dimensional digital human modeling and simulation method we made up a worker and work posture on a virtual environment. To verify this simulation we compared both traditional ergonomic analysis on a real worker and digital program analysis on a digital human. And this paper shows that it is possible to reduce the rate of MSDs in the shipbuilding industry because it means we can change poor posture mid surroundings into better ones.

  • A method of three-dimensional curved surface generation was studied for multi-point dieless forming (MPDF) in the shipbuilding industry. Three-dimensional coordinates of punch elements were obtained from objective surfaces using a proprietary CAD program. MPDF surfaces were generated by adjusting the height of punch elements in accordance with the coordinates. Some problems, such as collision of punch elements and contact between plates and punch bodies, were anticipated from the analysis of the results. A twisted surface was formed successfully by MPDF in a laboratory scale, which suggests possibility of application of the technology to the shipbuilding industry.

An Analysis of the Regional Economic Impact of Korea Shipbuilding Industry by Use of the Regional Input-Output Model: Case in Jeonnam, Korea (지역산업연관분석을 통한 한국 조선산업의 경제적 파급효과 분석: 전남지역을 중심으로)

  • This study has analysed riffle effect of shipbuilding business on regional economy in Jeonnam. For the analysis on connection to regional business, the most favored way to estimate economic effect of a certain industry in the nation and overseas, has been adopted. As a result of analysis, in case of 1,908,800 million won turnover in shipbuilding in Jeonnam, it would induce about 3,038,624 million won of production, about 940,656 million won of added value, about 13,361 employment and about 702,056 million won of income. Seeing production riffle effects of shipbuilding industry in Jeonnam on other businesses in the same area, it is found out to influence in order of on the primary industry metal products 458,784 million won, chemical products 128,250 million won, metal products 71,498 million won and on petrol and coal products 50,829 million won. Like this, shipbuilding industry is highly connected with metal and chemical industries, which make a cluster in eastern area of Jeonnam, suggesting that growth of shipbuilding industry in Jeonnam would maximize inter-industrial synergy effect in the region.
