  • This paper empirically examines various personal characteristics and preferences of HRM (Human Resorce Mamagement) systems using data from 968 R&D professionals in 9 private R&D organizations. It identifies different patterns of reward and career development needs associated with 4 types of R&D professionals, who are categorized by personal characteristics: personality and attitude. A productive leader type shows active personal traits (which encompass high scores of need for achievement, risk-taking propensity, tolerance for ambiguity, and self-efficacy) and positive attitudes (which include high scores of job satisfaction, organizational commitment, and low scores of turnover intention), while a cynical bystander type exhibits passive personal traits and negative attitudes toward a job. A passive adapter, who has passive personal characteristics but positive attitudes, and a frustrated champion, who is active in personality but negative in current job attitude, lie in between them. The results reveal that: 1) These four different types of R&D professionals show differences in their education, age and tenure level, and technical performance. 2) They have different career orientations and problem solving styles. 3) They also exhibit different preferences in performance appraisal criteria and rater, and reward structures. Based on these findings, this study suggests a contingent type of human resource management in terms of selection and staffing of R&D professionals, performance appraisal, incentive systems, and career development plans.

  • The purpose of this study is to explore and empirically analyze the factors affecting the financial performance of Korean small- and medium-sized manufacturing companies, which are relatively insufficiently researched, in terms of human resource management (HRM). In particular, this study intends to examine the human resource management activities focusing on the individual influences of workers' attitudes on systems and policies as well as jobs and organizations. This study reviews previous research and discussions on the human resource management system, as well as the organization and job-related attitudes and financial performance of workers, for the formulation of two hypotheses. Among the HCCP data, the hypothesis was verified through reliability and correlation analysis and stepwise multiple regression analysis for small- and medium-sized manufacturing enterprises. The results show, firstly, that human resource systems and systems have the same effect, but there were differences in the degree of impact. Secondly, job satisfaction has a statistically significant influence on financial performance. Lastly, all worker/employee attitude determinants are statistically significant for both job satisfaction and organizational commitment. HRM, previously relatively overlooked, provided theoretical and practical implications by demonstrating the direct impact on financial performance and the impact of individual human resource management systems and policies.

  • Purpose - This study reviewed domestic empirical studies on abusive supervision published from 2009 to 2020 and summarized the accumulated results. In particular, this study classified previous studies on abusive supervision as antecedents (supervisor characteristics, subordinate characteristics, and contextual factors) and outcome variables (cognition/awareness, affection/emotion, attitude, behavior, and others). Based on the results, this study suggested potential issues of previous studies and future directions for abusive supervision. In addition, this study proposed the academic and practical implications and limitations. Design/methodology/approach - The domestic studies on abusive supervision can be divided into antecedents and outcome variables, and each study was organized into the characteristics of the supervisor, subordinate, and situational characteristics, and the resultant variables were divided into cognition/awareness, affection/emotion, attitude, behavior, and others. Finding - Prior studies on abusive supervision had several limitations in obtaining clear results with individual characteristics or fragmented approaches at the organizational level. In the future, more comprehensive approaches will be needed. Research implications or Originality - This study will provide academic and practical implications for future research on abusive supervision by deepening an understanding of the negative consequences of abusive supervision.

Based on the empirical analysis, first of all, this study found whether the team leader's emotional intelligence gives an influence on the subordinate's trust in leader. Secondly, this study examined the multidimensionality of trust by selecting subordinate's cognition-based trust and affect-based trust on the team leader as mediating variables between team leaders's emotional intelligence and subordinate's affective commitment, organizational citizenship behavior. I found the theoretical implications based on this study; first, from the view on cognition-based and emotion-based trust, the integrated verification of the process of the trust in leader as a mediating role, second, verification of the relationship between leader's emotional intelligence and trust in leader which was not studied before, third, the methodological try to prevent from the common method bias problem through the evaluation of a team leader on a subordinate's organizational citizenship behavior. • It is true that there are not enough empirical studies on the companionship to social welfare workers until now. Thus, this study has reduced the need to demonstrate the causal relationship between compassion experienced and outcome variables by social workers. The purpose of this study is to demonstrate the impact of the compassion experienced by social workers in social welfare facilities on positive psychological capital, and to the psychological effect formed by the psychosomatic concentration. Third, the purpose of this study is to verify the effect of positive psychological capital on the relationship between compassion and affective commitment, and fourth, the relationship between positive psychological capital and organizational identification. For empirical research, the hypothesis was verified after a survey of 369 social workers at social welfare facilities in Seoul and Gyeonggi Province. The study showed that the compassion experienced by social workers had a positive(+) effect on positive psychological capital, and that positive psychological capital had a positive(+) effect on affective commitment. In the relationship between compassion and affective commitment, the effect of the mediation of positive psychological capital has also been proven to be significant. In addition in the relationship between positive psychological capital and affective commitment, it has been noted that organizational identification has also been proven to be significant. Therefore, this study has theoretical implications for the mediating effect of the positive psychological capital and the moderating effect of organizational identification in relation to the compassion. This study will have practical implications for enhancing social workers' behavior to be more compassionate in their attitude to customers.
