치과위생사의 감정노동이 직무만족과 이직의도에 미치는 영향 (The Effect of Emotional Labor on Job Satisfaction and Turnover Intention of Dental Hygienists)

  • Purpose : This study examines dental hygienists' emotional labor, job satisfaction, and turnover intention and defines how this emotional labor affects job satisfaction and turnover intention in hospitals. Methods : Among the dental hygienists currently working for the dental department in hospitals and clinics located in Busan, South Korea, 216 dental hygienists who understood the purpose of this research and agreed to participate were instructed to answer a self-administered questionnaire from April 1 to April 30, 2019. A statistical analysis was subsequently conducted on the responses using the SPSS Win 23.0 program. Results : Emotional labor and job satisfaction showed a negative relationship; thus, as emotional labor was low, job satisfaction was high. Moreover, emotional labor and turnover intention were found to be positively correlated, while job satisfaction and turnover intention were shown to be negatively related (p<0.01). Conclusion : The present study demonstrated that the emotional labor of dental hygienists affects job satisfaction and turnover intention. The results suggests that through systematic organization and human resource management, hospitals should design and implement in practice programs to increase dental hygienists' job satisfaction. In addition, these hospitals should secure compensation systems that are motivating enough to enhance the severe emotional labor of dental hygienists to decrease turnover intention. As another method to lower turnover intention, dental hygienists may attempt to resolve emotional disharmony with their own problem-solving methods; however, it is necessary to develop and support organizational culture for the improvement of their working environment.

임상간호사의 감정노동과 이직의도: 호혜성의 매개효과 (Mediating Effect of Reciprocity in the Relationship between Emotional Labor and Turnover Intension of Clinical Nurses)

  • 본 연구는 임상 간호사의 감정노동과 이직의도와의 관계에서 호혜성의 매개효과를 규명하기 위한 목적으로 시행되었다. G시 소재 300병상 이상 규모의 병원 간호사를 대상으로, 최종 197명의 자료를 분석하였다. 수집된 자료로 기술 통계, t-test, ANOVA, Pearson 상관분석 및 다중회귀분석을 실시하였다. 연구결과, 이직의도는 감정노동과 정적상관, 호혜성과는 부적 상관을 보였고, 감정노동은 호혜성과 부적상관를 보였다. 호혜성의 하위요인들은 감정노동과 이직의도 사이에서 부분매개효과를 나타냈으며, 감정노동이 높을수록, 호혜성의 하위요인들이 낮을수록 이직의도가 높아졌다. 따라서 조직이 감정노동을 경험하는 임상간호사의 이직의도를 감소시키기 위해서는 감정노동을 감소시키는 것도 중요하지만, 호혜성 증진을 위한 노력과 관리방안 마련이 중요함을 시사한다.

A Study on Relations among the Job Stress, Job Satisfaction, Emotional Labor, and Turnover Intention of Nurses at the Comprehensive Nursing Care Service and General Wards

  • 본 연구는 간호·간병통합서비스병동과 일반병동 간호사의 직무스트레스, 직무만족, 감정노동과 이직의도와의 상관관계를 파악하기 위한 서술적 조사연구이다. 대상자는 간호·간병통합서비스병동 간호사 93명과 일반병동 간호사 92명이다. 연구결과 집단 간 직무스트레스, 직무만족, 감정노동, 이직의도는 유의한 차이는 없었다. 간호·간병통합서비스병동 간호사와 일반병동 간호사의 직무스트레스, 직무만족, 감정노동, 이직의도의 상관관계를 분석한 결과 두 집단 모두 직무스트레스와 감정노동, 직무스트레스와 이직의도, 감정노동과 이직의도 간 유의한 양의 상관관계로 나타났다. 간호사의 직무스트레스와 감정노동을 줄일 수 있는 적정인력 배치, 간호의 명확한 업무경계, 적절한 보상 등을 통해 직무만족을 향상시킴으로써 숙련된 간호인력의 이직을 감소시킬 수 있을 것이다.

대학의 ERP 도입 특성과 성과에 관한 연구 (Characteristics and Performance of ERP Adoption in University Organization)

  • Characteristics of the motivation and performance of Enterprise Resources Planning (ERP) adoption in university organization are explored through case studies in this study. Generally, the modules for production, sales, and logistics management in a manufacturing company are substituted with new modules for student support, lecture operations, and research management in ERP for university organization. The motivation of ERP adoption is closely related to the purpose of improvement of business process operations and information system control rather than the environmental factors such as inter-organizational competition or increase of market uncertainty, differentially from enterprises cases. In addition, the financial performance such as cost reduction, labor substitution, and increase of productivity is relatively lower evaluated than the performance on organizational aspects or information system control.

  • This study analyzed the major revision factors and revision contents for 'Construction-Standard-Production-Rate for Construction Works in 2018. Part 16. Pipe Laying Down and Connection" which was revised by the construction expense estimation standard's middle and long-term plans. The main reasons for the revision was analyzed to be unclear construction scope, limitations in applicable pipe material based on the facility type, labor force mainly composed of ordinary workers, limitations of labor force, and incomplete appropriation standard for the tool rent fee and equipment expenses. Through revision of factors, common items were newly established, organization was revised, the labor force was mainly composed of the technicians, and basis for appropriation of equipment expenses was arranged. In addition, through periodic revision, the appropriation standard for bend and special pipes was set. Consequently, more practical construction cost estimate standard is arranged through revision.

Does the nuclear engineering field perform worse in utilizing women? Evidence from South Korea

  • Despite its remarkable socioeconomic development, South Korea underperforms in terms of female labor force participation and women in leadership positions. As women appear to avoid nuclear engineering, we aim to evaluate its relative performance in attracting women to its labor force compared to other college majors. Using college-major level information from 2000, we test whether the female faculty share in nuclear engineering is lower than its counterparts. Although nuclear engineering has one of the lowest female faculty shares, its share exceeds that of agricultural science, business and economics, chemical engineering, chemistry, civil engineering, and industrial engineering once we properly control for gender composition among students and other compounding factors. In other words, once female students major in nuclear engineering, they are less likely to leave their fields compared to their counterparts in other disciplines. This result implies that if the nuclear engineering field aims to attract more women to its workforce, it is important to target them from the early stage of their careers.

항공사 콜센터 상담원의 감정노동과 사회적 지원이 소진에 미치는 영향 연구 (A Study on the Influence of Emotional Labor and Social Support on Airline Call Center Agent Burnout)

  • 본 연구는 서비스 산업 종사자 중 주로 대면(face-to-face) 서비스 종사자를 대상으로 감정노동에 관하여 연구된 논문이 주를 이루었던 기존의 연구와 달리 고객과의 접점 부서 중 가장 일선에서 근무하고 있는 음성(voice-to-voice) 서비스 종사자인 항공사 콜센터 상담원을 대상으로 그들의 감정노동이 소진에 미치는 영향 관계를 파악하고, 그 과정에서 사회적 지원이 어떠한 매개역할을 수행하고 있는지 연구하였다. 연구 결과, 감정노동은 소진에 유의한 영향을 미치는 것으로 나타났으며, 감정노동과 소진과의 관계에서 사회적 지원 중 상사의 지원이 매개효과가 있는 것으로 확인되어 효율적인 인적요소 쇄신의 방향 제시 및 항공사 콜센터의 경쟁력 제고를 위한 이론적 근거를 마련하였다.

유통업 종사자의 감정노동 영향과 사회적 지원 및 직무자율성의 조절효과 (The Effects of Emotional Labor and Moderating Effect of Social Support and Job Autonomy on Retailing services employee's)

  • This study seeks to identify effects derived from emotional labor in the distribution industry, and draw ways to systematically manage the employees by exploring effects of the emotion work on performance. For the purpose, literature reviews and empirical experiments were conducted to find out effects of emotional labor and false face acting on emotion work and organizational performance and effects of social support and job autonomy on the relationship between emotion work and organizational performance. To verify the hypothesis, we conducted a hierarchical regression analysis and structural equation model analysis using SPSS 20 and AMOS19. The result of the verification in this study is as follows: First, effects of emotional labor on burnout was found to be statistically significant, second, as for the path-coefficient for "emotional labor ${\rightarrow}$ emotion work" and "emotional labor ${\rightarrow}$ job satisfaction" was not statistically significant, while the path-coefficient for "emotional labor ${\rightarrow}$ service level" was found to be statistically significant. Third, effects of emotion work on job satisfaction was found statistically significant, fourth, emotion work on the service level was found statistically significant, fifth, effects of false face acting on emotion work was found statistically significant, sixth, effects of false face acting on burnout was statistically significant, seventh, moderating were found statistically significant and lastly, moderating effects of the relationship between emotion work from job autonomy and organization performance was not verified in job satisfaction, while emotion work, job autonomy, and interaction variable in service level were statistically significant.

도시철도의 아웃소싱이 조직성과에 미치는 영향: BSC도입.미도입 집단간의 지각반응 비교를 중심으로 (The Effect of Outsourcing of Metro on Organizational Performance: Focused on the Role of Balanced Scorecard for Employees Perception)

  • Organizational abilities which assure human resource of excellent quality in enterprise and organization, manages human resource effectively and systematically will be depended on the performance and successful or not of enterprise. The organization which readies to accept changes will survive, the organization makes full use of changes to opportunity and strategy will be a winner. Now when the environment of enterprise is uncertain and environment of management changes, organization should manage HRM in strategic point of view to maintain persistent competition superiority. We investigated how outsourcing affected on organizational performance perception according to inducting BSC from the employees of metro. As a result of the investigation, outsourcing is perceived importantly in study, growth, internal process point of view, but didn't perceived in finance and customer. We guessed that outsourcing would be perceived importantly in financial point of view as a cost reduction. In 5 years from the beginning of metro, it seemed to be perceived importantly, as organizations grow older, perceptions of outsourcing are perceived low because of stabilization of organization and labor's resistance. It is why that the more outsourcing is performed, the more reduction of organization and decrease of employees is expected as much as cost reduction.

종합병원 직원의 노동조합성격에 따른 노조몰입 결정요인 (Determinants Influencing Labor Union Commitment of General Hospital Employees' by the Characteristics of Unions)

  • The purpose of this study was to provide basic materials needed to enhance quality of organizational life by identifying the improvements of labor union management in the perspective of general hospital organization management. The subject of this study were 686 employees in 12 General Hospitals in Metro Capital including Seoul. Materials were collected from administrators, nurses and medical technicians in target hospitals from March 20 to May 10, 2005 through survey questionnaires. The main results of this study were as follows: 1. the commitment level of the subjects according to their characteristics was higher in older employees than the younger ones, large family to support than small family to support and those who had higher positions in labor union. 2. The commitment level of the subjects according to the job and role related variables were higher those who had higher satisfaction level to their job and manager, role conflict in all hospitals. 3. The commitment level of the subjects according to union related variables, variables jointly controlled by union and employer was satistically significant positive correlation. In other words, the commitment level of the subjects according to the subjects' labor union involvement was higher in those who had higher satisfaction in labor union and perceived their colleagues' attitudes more positively in all hospitals. Regarding the atmosphere of the relationship between union and employer and the level of commitment in labor union, the better the atmosphere of the relationship between union and employer was, the higher the level of commitment in labor union was in all hospitals. 4. The results of multiple regression analysis shows that formal and informal socialization, union participation to the union management cooperation program, job satisfaction, satisfaction with the labor union's were all found as important antecedents of labor union commitment. 5. Job and role-related variables, union-related variables, variables jointly controlled by union and employer, and labor union commitment level were all found significantly different in accordance with the characteristics of unions concerned. To summarize study results, the level of commitment in labor union depends on job satisfaction, manager's attitudes, satisfaction to their jobs, union satisfaction, their colleagues attitudes toward union and the atmosphere of employer-employee relationship. Therefore hospital managers should have democratic and flexible attitudes toward labor union. Additionally, as formal and informal socialization, union participation to the union-management cooperation program is important determinant in union commitment, hospital managers should have countermeasures to enhance the colleague attitude and job satisfaction level of hospital employees. Since this study deals with psychological nature of workers not a few drawbacks and shortcomings may be detected in the finding. Nevertheless, the finding of this study, to become a momentum that will stimulate further research to detect all the cues of labor union commitment and to provide valuable reference in forming logical union commitment and labor union-management cooperation.
