The link between Perceived Organizational Justice, Knowledge Hiding Behaviors and Innovative Behavior: A Moderated Mediation Model

  • Purpose - Previous studies tried to find antecedents of innovative behavior. However, research on knowledge hiding behavior, psychological mechanism, and perception of organizational justice has been relatively limited. In this sense, this study has investigated the impact of organizational justice on employees' innovative behavior and explored the factors that affect the above relationship. Especially, this study tested the direct effect of organizational justice on innovative behavior. This study also examines the mediating roles of knowledge hiding behavior in this causal relationship. Moreover, the process of organizational justice to innovative behavior is assumed to be influenced by leadership style. Therefore, we examined the moderating effect of authentic leadership on the relationship between organizational justice and knowledge hiding behavior. Design/methodology/approach - For the empirical test, we collected data via a questionnaire survey of a sample of 252 employees from Korean firms. We conducted a hierarchical regression analysis to test hypotheses. Results - The results of the empirical analysis revealed that organizational justice was positively related to innovative behavior and negatively related to knowledge hiding behavior. The results also showed that knowledge hiding behavior negatively mediated the relationship between organizational justice and innovative behavior. In addition, we found the moderating role of authentic leadership. More importantly, we found that the conditional indirect effect of organizational justice on innovative behavior via knowledge hiding behavior was depending on authentic leadership. Uncovering the relationship between organizational justice and innovative behavior through the mediating role of knowledge hiding behavior and the moderated mediating role of authentic leadership has useful theoretical and practical implications. We also suggest directions for future research by providing several limitations.

커피전문점의 서비스 품질 및 서비스공정성이 고객만족 및 행동의도에 미치는 영향: 국내외 커피전문점을 조절효과로 (Effects of Service Quality and Service Fairness of Coffee Brand on the Service Quality and Behavioral Intention: Domestic/Foreign Coffee Brand as Control Effects)

  • This research utilized integrated package program of PASW Statistics 18.0 and AMOS 22.0 to analyze how the influence of service quality factor of coffee chains affects customer satisfaction and intention of customer behavior. The utilized statistics techniques were frequency analysis, exploratory, confirmatory factor analysis, covariance structure analysis, multiple group structure equation model analysis, etc. As a result of hypothesis verification, first of all, it was verified that the service quality factor of coffee chains affected positive (+) effect on service justice. Second, it was verified that the service justice affected positive (+) effect on customer satisfaction. To see it detailed, it is possible to see that all factors, perception of interactive justice, distributive justice, procedural justice, were adopted as the case of affecting service satisfaction (p<.001). Third, it was verified that among the circumstances that service quality affected to satisfaction, justice played a role as intermediary role. Fourth, it was verified that service satisfaction affected positive (+) effect on customer satisfaction, finally, the influence that customer satisfaction affecting behavioral intention has no effect on behavioral intention by brands of domestic or abroad.

Personnel Manager Type (Human and AI) and Selection Process Satisfaction: Procedural Justice as a Moderator

  • The purpose of this study was to investigate the satisfaction of personnel selection process according to type of personnel manager and to examine whether the relationship between the type of personnel manager and the satisfaction with the personnel selection process was moderated by the applicant's perception of procedural justice. This study was conducted using a between-group design with 208 students from a four-year university in Korea. One group watched a video in which a human personnel manager selected employees and the other group watched a video in which an AI personnel manager selected employees. Participants were randomly assigned to a condition, responded to a demographic questionnaire, and answered measures of procedural justice and satisfaction with personnel selection after watching the video. As a result, the selection process satisfaction was significantly higher when the human personnel manager conducted the selection process than when the AI personnel manager conducted such process. In addition, when procedural justice was perceived as low, there was a significant difference in satisfaction between human and AI groups. However, when procedural justice was perceived as high, there was no significant difference in satisfaction between the two groups. Based on study results, the significance and limitations of this study and suggestions for future studies are discussed.

인터넷 쇼핑몰에서의 소비자의 공정성 지각이 불평처리 후 재구매의도와 부정적 구전의도에 미치는 영향 -패션관여도 조절효과를 중심으로- (The Effect of Perceived Justice on Postcomplaint Behavior in the Internet Open Market -Focused on the Moderating Effect of Fashion Involvement-)

  • The purposes of this study were (1) to identify the effects of perceived justice on trust, commitment, repurchasing, and negative word-of-mouth intention in the Open Market by recovering the customer's dissatisfaction, and (2) to compare the effects of perceived justice between two consumer groups divided by the level of fashion involvement(High/Low). In this survey, the respondents were 369 consumers who experienced dissatisfaction in the Open Market in a year. The data were analyzed by confirmatory factor analysis, path analysis, and multiple group analysis using Amos 7.0 program. The results were as follows. It tested main effect of perceived justice on trust and commitment with dissatisfaction handling. 1) As expected, all of the perceived justice had the positive effects on trust. 2) However, only interactional justice positively influenced on commitment. 3) The customers' trust had the positive effect on the customers' commitment after the perception of justice. 4) The trust and commitment had the positive effects on repurchasing intention. 5) However, trust negatively influenced on negative word-of-mouth intention and commitment positively influenced on negative word-of-mouth intention. 6) The consumer groups classified by the level of fashion involvement showed significantly different effects of perceived justice on postcomplaint behavior.

채용 공고에 제시된 유리/불리 다양성 단서에 대한 남성과 여성 구직자의 반응 차이 (How Male and Female Job Seekers Differently React to Favorable/Unfavorable Diversity Cue on Job Postings)

  • 지금껏 시행된 성별 다양성 정책의 목적은 주로 남성 중심으로 제도화된 차별적인 문화와 그로 인한 여성의 과소 활용을 해소하기 위함이었다. 따라서 그동안의 성별 다양성 연구는 여성을 소수집단으로 전제하고 이들을 우대하는 성별 다양성 정책을 펼친 경우에만 집중되었다. 하지만 주류집단과 소수집단의 개념은 맥락에 따라 달라질 수 있으며, 사회에는 여성 중심적 직업군 역시 상당수 존재한다. 이에 본 연구자들은 남성이 수혜자가 되는 다양성 정책에 대하여 남성과 여성 구직자가 각각 어떠한 반응을 보이는지를 탐구하였다. 본 연구는 대학생 329명(남성 156명, 여성 173명)을 대상으로 2(성별: 남성, 여성) × 2(다양성: 유리, 불리)의 참가자 간 실험 설계로 진행되었다. 참가자들은 가상 기업의 신입사원 채용 공고에 제시된 다양성 단서를 보고, 해당 기업에 대한 조직 공정성 및 조직 매력도를 평가하였다. 그 결과, 먼저 구직자들은 채용 공고에 제시된 다양성 단서가 본인에게 유리(vs. 불리)할 경우 성별에 따라 조직의 분배공정성 및 절차공정성을 다르게 인식하였다. 구체적으로 남성 구직자보다 여성 구직자가 채용 공고에서 본인에게 유리(vs. 불리)한 다양성 단서를 접하게 되었을 때 조직의 분배공정성 및 절차공정성을 높게 인식하였다. 또, 다양성 단서와 조직 매력도의 관계를 조직 공정성 인식이 매개하였고, 이 매개효과가 성별에 의해 조절되었다. 이때 여성의 경우에는 다양성 단서와 조직 매력도의 관계에서 조직의 분배공정성 및 절차공정성 인식을 통한 매개효과가 둘 다 유의하였으나, 남성의 경우에는 조직의 절차공정성 인식을 통한 매개효과만이 유의하였다. 이 결과는 같은 내용이나 수준의 다양성 관리라 하더라도 개인의 사회적 지위나 소속집단에 따라 다르게 인식되며, 이로인해 차별화된 태도 및 행동으로까지 이어질 수 있다는 점을 시사한다.

소셜커머스에서 거래의 특성이 분배적 정의와 거래 의도에 미치는 영향 (Effects of Transaction Characteristics on Distributive Justice and Purchase Intention in the Social Commerce)

  • Social commerce has been gaining explosive popularity, with typical examples of the model such as Groupon and Level Up. Both local business owners and consumers can benefit from this new e-commerce model. Local business owners have a chance to access potential customers and promote their products in a way that could not have otherwise been easily possible, and consumers can enjoy discounted offerings. However, questions have been increasingly raised about the value and future of the social commerce model. A recent survey shows that about a third of 324 business owners who ran a daily-deal promotion in Groupon went behind. Furthermore, more than half of the surveyed merchants did not express enthusiasm about running the promotion again. The same goes for the case in Korea, where more than half of the surveyed clients reported no significant change or even decrease in profits compared to before the use of social commerce model. Why do local business owners fail to exploit the benefits from the promotions and advertisements through the social commerce model and to make profits? Without answering this question, the model would fall under suspicion and even its sustainability might be challenged. This study aims to look into problems in the current social commerce transactions and provide implications for the social commerce model, so that the model would get a foothold for next growth. Drawing on justice theory, this study develops theoretical arguments for the effects of transaction characteristics on consumers' distributive justice and purchase intention in the social commerce. Specifically, this study focuses on two characteristics of social commerce transactions-the discount rate and the purchase rate of products-and investigates their effects on consumers' perception of distributive justice for discounted transactions in the social commerce and their perception of distributive justice for regular-priced transactions. This study also examines the relationship between distributive justice and purchase intention. We conducted an online experiment and gathered data from 115 participants to test the hypotheses. Each participant was randomly assigned to one of nine manipulated scenarios of social commerce transactions, which were generated based on the combination of three levels of purchase rate (high, medium, and low) and three levels of discount rate (high, medium, and low). We conducted MANOVA and post-hoc ANOVA to test hypotheses about the relationships between the transaction characteristics (purchase rate and discount rate) and distributive justice for each of the discounted transaction and the regular-priced transaction. We also employed a PLS analysis to test relations between distributive justice and purchase intentions. Analysis results show that a higher discount rate increases distributive justice for the discounted transaction but decreases distributive justice for the regular-priced transaction. This, coupled with the result that distributive justice for each type of transaction has a positive effect on the corresponding purchase intention, implies that a large discount in the social commerce may be helpful for attracting consumers, but harmful to the business after the promotion. However, further examination reveals curvilinear effects of the discount rate on both types of distributive justice. Specifically, we find distributive justice for the discounted transaction increases concavely as the discount rate increases while distributive justice for the regular-priced transaction decreases concavely with the dscount rate. This implies that there exists an appropriate discount rate which could promote the discounted transaction while not hurting future business of regular-priced transactions. Next, the purchase rate is found to be a critical factor that facilitates the regular-priced transaction. It has a convexly positive influence on distributive justice for the transaction. Therefore, an increase of the rate beyond some threshold would lead to a substantial level of distributive justice for the regular-priced transaction, threrby boosting future transactions. This implies that social commerce firms and sellers should employ various non-price stimuli to promote the purchase rate. Finally, we find no significant relationship between the purchase rate and distributive justice for the discounted transaction. Based on the above results, we provide several implications with future research directions.

전력공기업의 직무만족과 성과보수가 경영자신뢰에 미치는 영향관계에서의 조직공정성의 매개효과 검증 (Analysis of the Influence of Job Satisfaction and the Performance-oriented Remuneration in Electric Power Companies on Trust in Manager: Focusing on the Mediating Effect of Organizational Justice)

  • 본 연구의 목적은 전력공기업 직원의 직무만족과 그들에게 지급되는 성과보수가 조직공정성 인식 수준과 경영자 신뢰에 미치는 영향 정도를 검증하여, 직원과 경영자 상호 간의 신뢰수준 제고를 위한 방향을 제시하는데 있다. 직원의 직무만족과 경영자신뢰 간의 유의한 정(+)의 영향 관계, 직원의 직무만족과 조직공정성 인식 간의 유의한 정(+)의 영향 관계 및 조직공정성과 경영자신뢰 간의 정(+)의 영향 관계로 직무만족과 경영자신뢰 간 조직공정성의 매개역할을 확인할 수 있었다. 또한 성과보수는 직접적으로 경영자신뢰에 유의한 영향을 미치지 못했지만, 분배공정성 및 절차공정성에 유의한 부(-)의 영향을 미치는 것으로 나타났으며, 상호작용공정성은 유의미한 영향 관계는 없는 것으로 나타났다. 이는 공기업의 인건비 예산 규모에 대한 정부의 총량적 규제와 공기업 정부경영평가로 인하여 인건비 운영의 자율성이 상당히 제한적이며, 내부 성과평가 절차 및 성과평가 결과에 대한 직원들의 수용성이 낮아, 성과보수에 대한 조직공정성 인식에 부(-)의 영향을 주는 것으로 설명될 수 있다. 또한 직무만족과 경영자신뢰와의 영향관계에서 분배공정성과 상호공정성의 부분매개 효과를 확인하였으나, 절차공정성의 매개효과는 비유의적으로 나타나, 직원들이 공감하고 수용할 수 있는 원활한 상호소통 기반 내부 인사운영시스템의 구축과 운영 필요성은 경영자신뢰에도 상당한 영향을 미칠 수 있음을 확인하였다. 한편, 성과보수와 경영자신뢰 간의 분배공정성과 절차 공정성의 부(-)의 완전매개효과가 유의적으로 확인되어, 직원들이 성과분배 절차 및 분배결과에 대하여 부정적으로 인식하는 경우, 경영자 신뢰에도 부정적으로 영향을 미치고 있음을 보여주고 있다. 경영자들이 직원들에게 신뢰를 받을 수 있는 영향 요인은 다양하지만, 그 중에서 직원들이 본인의 직무에 만족하고, 그들의 노력과 업무성과가 공정하게 평가받으며, 이에 대한 대가를 조직으로부터 받게 될 때, 직원들은 조직을 공정하다고 인식하고, 의사결정권자인 경영자를 신뢰하게 된다는 것을 본 연구의 결과는 시사하고 있다.

간호사의 조직시민행동 관련 영향요인: 진성리더십과 조직공정성을 중심으로 (The Influential Factors Related to Organizational Citizenship Behavior of Nurses: With Focus on Authentic Leadership and Organizational Justice)

  • Purpose: This study was done to determine the influential factors related to organizational citizenship behavior of nurses with a focus on authentic leadership and organizational justice. Methods: The study participants were 186 nurses who work at K University Hospitals in Seoul and Gyeonggi province. Data were collected in September and October, 2013. A structured questionnaire was used for data collection and data were analyzed using the SPSS/Window program. Results: The factor most influential for organizational citizenship behavior was authentic leadership (${\beta}$=.371, p<.001), followed by organizational justice (${\beta}$=.221, p=.005), and marital status (${\beta}$=.142, p=.023). These factors accounted for 30.7% of the variance in organizational citizenship behavior. Conclusion: In order to enhance organizational citizenship behavior of nurses, strategies for human resource management, which improve the perception of head nurses' authentic leadership and organizational justice, are required.

지각된 공정성의 보상의사소통과 직무만족에 대한 매개효과 검증 (Mediating Effects of Perceived Justice between Compensation Communication and Job Satisfaction)

  • 본 연구는 지각된 공정성이 보상의사소통과 직무만족의 관계를 매개할 수 있는지 실증적으로 검증하기 위한 목적으로 시도되었다. 보상이 이루어지는 시점에서 기업과 종업원의 적절한 정보교환을 포함한 의사소통은 종업원의 직무만족을 가져올 수 있다. 또한 종업원이 보상과 관련된 정보교환의 과정에서 지각하는 공정성의 수준에 따라 직무만족의 변화가 이루어질 수 있다. 본 연구는 세 변수간의 관계를 실증 자료를 활용하여 검증함으로써 지각된 공정성의 실질적인 의미를 확인하였다. 실증분석 결과 보상의사소통은 직무만족에 긍정적인 영향을 미치며, 종업원이 보상과 관련되어 조직에 대한 공정성을 지각하는 정도가 높을수록 직무만족 역시 확대된다는 사실이 확인되었다. 본 연구는 실증연구의 결과를 바탕으로 보상이 이루어지는 상황에서 조직의 관리자가 종업들의 직무에 대한 만족도를 높이기 위한 구체적이고 실천적인 방향을 제시하였다.

The Effect of Police Officers' Participatory Decision-making, Supervisory Quality and Attitude and Organizational Justice on Job Satisfaction: Focused on Mediating Effect of Work-Life Conflict

  • The purpose of this study was to investigate the effect of police officers' participatory decision-making, supervisory quality and attitude, organizational justice on job satisfaction focused on mediating effect of work-life conflict. As a result of analysis of 185 police officers, the results were as follows. The causal relationships between participatory decision-making, organizational justice and work-life conflict, the ones between supervisory qualities and attitude, organizational justice, work-life conflict and job satisfaction, all of them reached the significance levels, not the causal relationship between supervisory qualityand attitude work-life conflict. Thus, the results for the interaction have shown, participatory decision-making and organizational justice and work-life conflict have negative influences on work-life conflict respectively, and supervisory qualities and attitude conflict, organizational justice conflict, work-life conflict have effect on job satisfaction with positive and negative effect. The Sobel-test showed that the Sobel-test statistic of the mediating effect of work-life conflict on causal relationships between organizational justice and job satisfaction is significant, but not in the mediating effect of work-life conflict on causal relationships between supervisory qualities and attitude and job satisfaction. According to the analytical results, work-life conflict is an important factor that can improve police officers' job satisfaction in the public organizational context with an open-oriented- system and culture for employees' participation in the process of decision making and equality and fairness for organizational management. It is also noted that work-life harmony for employees may be incompatible with the supervisor's perception of the work-oriented or prioritized-way in hierarchical organizations like police agencies.
