간호사의 근무평정도구 분석에 관한 연구 (A Study on the Analysis of Performance Appraisal Tools for Nurses)

  • Purpose: Nursing puts much weight en the organization of hospital. Therefore it is necessity to improve nursing care. One of the most important things is to secure confident nurses and to develop nurse' potentiality. It directs nurse evaluation system. The concept of "performance appraisal tools" is extremely important in evaluation system. Therefore, the purpose of this study aims to define performance appraisal process. Method: In order to do this, two main study has been observed interviewing appraisers and employees in-depth and analyzing performance appraisal tools of seven hospitals and analysed validity, reliability, acceptability and practicability. Result: The result of this study can be summarized as follows; Firstly, the result of analysis of performance appraisal tools. Regard to validity, Hospitals had a typical goal, but had not put to practice use. Regard to reliability, 1) Appraisal rule had been focused on appraiser's error, how to avoid. 2) 5 hospitals accessed nurses with relative rating and 2 hospitals with absolute rating both in practice. 3) 3 hospitals informed nurses the result of performance appraisal but 4 hospitals did not. 4) All hospitals in this study had conducted superiors rating. Regard to acceptability, 1)Rating scale method had been implemented by 6 hospitals and among those conducted beth ranking method and descriptive method. 2) Most hospitals had focused on personal traits in performance appraisal factors. Regard to practicality, The term of appraisal took $10{\sim}14$ days; performance appraisal happened 1 or 2 times per year; appraisal factors were based on 10 different items. Secondly, the result of in-depth interview with head nurses and staff nurses Regard to validity, head nurses and nurses wared that the goal of performance appraisal is to develop nurse's ability. Regard to reliability, head nurses pointed out that they were doubt of the justice of performance appraisal and they should have got training. Nurses insisted that raters should have been trained due to lack of qualification of appraiser; Head nurses and nurse proposed to convert form relative rating to absolute rating; to inform the result of appraisal; to implement peers rating. Regard to acceptability, One of the critical problems of performance appraisal tools was abstract of appraisal factors ; Lack of job analysis. Regard to practicality, Head nurses used to take overtime for appraisal. There was only a little respond despite of their efforts. Nurses questioned that appraisal tools exist for only appraisal; there was less cost-effectiveness. Conclusion: Based en these findings, it could be suggested to improve the performance appraisal tools for nurses evaluation. Firstly, it is necessary to describe goal of performance appraisal clearly set up, so that nurses could improve their positive word performance and develop their potentiality. Secondly, it is necessary to obtain various training on raters, implement absolute rating and inform the result of appraisal to nurses and use peers rating. Thirdly, it is necessary to convert from rating scale method to management by objectives or behaviorally anchored rating scale and take measurable appraisal factors based en job analysis. Finally, it is necessary to reduce the appraisal cost but increase effectiveness of performance appraisal.

직무분석 활용, 일학습병행제가 기업성과에 미치는 영향 : 교육훈련 의무의 조절효과를 중심으로 (Use job analysis, The Effect of Participation of Work-based Parallelism System on the Performance of Firms : Focusing on the Moderating Effect of Education and Training Obligations)

  • 본 연구는 기업 내 단일한 인적자원개발제도 활용이 기업성과에 영향을 미치는지 인적자본기업패널(HCCP)자료를 이용하여 실증분석을 하였다. 직무분석 활용, 일학습병행제의 Log인당매출액에 대해 위계적 회귀분석 결과, 직무분석 활용은 $R^2=.294$, ${\beta}=.165$로 Log인당매출액에 정(+)의 영향을 미칠 수 있음을 확인하고 가설1은 지지되었다. 일학습병행제 참여는 $R^2=.283$, ${\beta}=-.129$로 Log인당매출액에 부(-)의 영향을 미치고 있어 가설 2는 기각되었다. 이는 66개의 부족한 자료에 기인하며, 새로 진입한 기업이 45개로 시간차가 필요한 것으로 판단하였다. 또한 직무분석 활용과 교육훈련 의무의 상호작용변수를 사용하여 교육훈련 의무의 조절효과를 확인하는 위계적 회귀분석을 하였다. 교육훈련을 의무적으로 이수한 기업일수록 직무분석 활용이 Log인당매출액에 부(-)적인 영향을 미칠 수 있음을 확인하였고, 가설 3은 기각되었다. 노동생산성이 증가할수록 기업들은 교육훈련에 오히려 투자하지 않으려는 이유 때문에 생산성효과가 유의하지 않다는 선행연구를 뒷받침하였다. 또한 교육훈련을 의무적으로 이수한 기업일수록 일학습병행제 참여는 Log인당매출액을 긍정(+)적으로 강화시킬 수 있음을 확인하였다. 따라서 가설 4는 지지되었다. 직무분석의 효과적인 면을 반영하기 위해서는 기업의 자발적 활성화를 전제해야 한다. 더불어 학벌, 성별, 종교, 국적 등 다양한 배경을 가진 능력중심의 인재들을 채용하고 직무분석중심의 교육훈련을 통해 인적자원개발에 투자한다면, 일학습병행제의 학습근로자 모집은 물론 기업 내 제도적 정착이 가능하여 성과창출에 기여할 수 있을 것이다.

군 직무특성 및 개인 학습민첩성과 학습만족도 간의 관계 연구 (A Study on the Relationship between Job Characteristics and Individual Learning Agility and Learning Satisfaction)

  • 학습민첩성은 새로운 환경과 경험 속에서 빨리 학습하여 생각과 행동을 유연하게 변화시키는 의지와 능력이고, 위기를 극복하고 조직의 문제를 해결하는 핵심역량이며, 언제든지 개발 가능하기 때문에, 군(軍)과 같은 조직 집단에서 활용할 수 있는 개념이다. 선행연구를 토대로 육군 간부의 직무특성과 개인학습민첩성이 학습만족도에 어떤 영향을 미치는지 연구를 진행하였다. 상·원사 216명을 대상으로 설문을 받아 SPSS 24.0을 이용하여 측정변인에 대한 신뢰도과 타당도를 검증하고, 가설에 대해 회귀분석으로 검증한 결과, 직무특성 하위항목 일부(업무과부하)가 부적인 영향을 미치며, 개인 학습민첩성 하위항목 일부(자기인식, 적극적 변화추구)는 학습만족도에 정적인 영향을 미치는 것으로 나타났다. 이는 군 사이버교육의 효과를 증진하기 위해서는 야전에서 업무가 과부하되지 않도록 조치하고, 군 조직에서 성과를 높이기 위해서는 자기인식 및 피드백을 바탕으로 적극적인 변화를 추구하는 개인 학습민첩성을 개발해야 함을 의미한다.

소상공인의 일터학습과 서비스품질간의 관계에 관한 연구: 직무만족의 매개효과 (A Study on the Relationship between Workplace Learning and Service Quality of Small-Enterprise: Mediating Effect of Job Satisfaction)

  • 본 연구는 기업연구에 유의한 영향을 미쳤던 일터학습에 관한 선행 연구사례를 배경으로 연구하게 되었다. 열약한 소상공인에게 일터학습의 참여기회를 간직하게 함으로써 문제점 해결과 보완 능력을 향상시키고 실천적 성장의 기회를 강화하기 위함이며, 교육, 정책 제도적 창치를 제안하기 위함이다. 따라서 소상공인의 일터학습, 직무만족, 서비스품질 간의 관계규명을 위해 선행연구를 배경으로 연구가설을 설정하였고 실증분석을 실시하였다. 203건의 설문 결과를 SPSS 18.0 프로그램으로 분석하였다. 분석결과 첫째. 일터학습은 직무만족에 부분적 정(+)의 영향을 미쳤다. 둘째. 일터학습은 서비스품질에 부분적 정(+)의 영향을 미쳤다. 셋째. 일터학습과 서비스품질 간의 관계에서 직무만족이 완전 매개 역할을 나타냈다. 이를 통해 일터학습의 하위요인 형식적 학습은 소상공인의 열약한 환경에 따라 외부교육 및 자체교육 그리고 체계화, 구조화 등 교육환경의 부제로 직무만족과 서비스품질에 영향을 미치지 못하는 것으로 연구되었다. 따라서 경영, 경제, 사회적 시각으로 소상공인의 열약한 환경을 그대로 드러내고 있음을 확인할 수 있었으며, 이러한 문제점 보완을 위해 정부기관 또는 지자체에 소상공인의 성장과 발전의 기회를 강화하기위한 교육, 정책, 제도적 장치를 제안할 수 있을 것이다. 이와 같은 연구결과가 유의하게 나왔음에도 불구하고 한계점은 있을 수 있다. 따라서 향후 다양한 표본으로 다양한 분야에서 추가 연구가 이루어 져야 할 것이며, 더 나아가 향상된 서비스품질 및 경영성과를 향상시킬 수 있는 학문적 실무적 관계에서도 연구가 이루어져야 할 것이다.

병원 연봉제에 관한 경영자 인식조사 및 도입기본전략 (The prospects and strategy for the implementation of the annual salary system in Korean hospitals)

  • This study was conducted to investigate the prospects and issues for the implementation of the annual salary system in Korean hospitals. Data were collected from the top management of 669 hospitals in Korea through the self-administerd questionnaires. Of the 175 respondents, 171 questionnaires were used as final data and analyzed using $X^2$ test. The results of the study are as follows. 1) It is found that 49.7% of the study hospitals are operating the annual salary system. 2) Among the hospitals which are not operating the annual salary system, 49.2% have the plan to implement the system and 44.5% have not decided yet whether they introduce the system or not. 3) The proportion of the hospitals which have the plan to implement the annual salary system within 5 years is 96.8%. 4) The proportion of the hospitals which will begin the system only with full-time physicians and middle level managers is 36.2%, while that of the hopsitals which will apply the system to all employees is 30.5%. 5) Hospital Administrators seems to prefer to 10-20% salary gap for the introduction period among the employees with same salary. 6) Most of the respondents are willing to accept the payment system based on the performance. 7) The major issues which should be dealt with before the implementation of the annual salary system are the establishment of the objectivity of performance evaluation criteria, the improvement of teamwork, and the maintenance of organizational commitment. 8) The desirable criteria for employee evaluation are found to be the mixture of the ability, job position, tenure, and the job difficulty.

A Study on the Activation Strategy for Female Maritime Officers using AHP

  • As the ratio of women's socioeconomic participation expanded, this phenomenon appeared maritime industry. The advent of female seafarers will be the solution for the shortage of seafarer as well as for women's employment instability all over the world. This paper analyzed the state of present female maritime officers and suggested the activation strategy which preliminary female officers advised by AHP and STOW analysis. This paper finds to strengthen their superior aspects like professional knowledge, practical ability, job performance, improve the education system by gender, strengthen the career path and transform the policy for them by sensitively external changes by government and education institutions.

IS 및 기능관리자의 시각에서 본 시스템분석에 필요한 직무능력 (Job Skill Importance for Systems Analysts From the Viewpoint of IS and Functional Managers)

  • Increasingly, systems analysts are expected to have behavioral and administrative skills as well as technical skills. This paper presents the results of a nationwide survey of 739 information systems (IS) managers (220 responses) and other functional managers (178) regarding the importance of various skills needed by systems analysts. The findings indicate that IS managers and three functional area managers differ in their perceptions of the importance of skills that system analysts should possess. These differences suggest that IS managers consider the ability to work with others more important than do functional managers. In contrast, three functional manager groups seem to view technical areas more importantly and thus may have greater expectations for technical performance. Also the results indicate that a positive relationship exists between possession of the identified skills and systems effectiveness.

Getting Emotional about Quality: Questioning and Elaborating the Satisfaction Concept

  • Consumption has generally become more fragmented, hedonic and individual specific, satisfying not only functional but also emotional needs. In parallel, customer satisfaction is now thought to be both a cognitive and affective response, and the closely related concept of job satisfaction is commonly seen as an emotional reaction. The reasoning within quality management does, however, still lean heavily toward cognitive judgements (i.e. performance ratings), the emotional component clearly being under explored. Further, performance variables have shown not to be significant in predicting satisfaction for certain 'experience products', the effect fully mediated by emotions. As a consequence a cognitive judgement based quality concept has lost its ability to predict satisfaction, which clearly contradicts with the modem quality definition, stressing quality as the ability to satisfy the customer. Emotions have however entered the quality discourse and it has been proposed that having customers that are merely feeling satisfied will not suffice. Instead, there has been a plethora of executive exhortations in the trade press calling on business to 'delight the customer'. Strategies for doing so have however usually been imprecise and unclear, and the different drivers of delight and satisfaction are not well explored. This paper aims to complement the previous cognitive dominance by exploring the multiple emotional responses involved in customer satisfaction. A conclusion being that we currently are measuring something, in terms of satisfied, that is more or less independent of what we aim for, in terms of delight. It is also most likely that - depending on the situation, product, and person - other positive and negative emotions are more important outcomes of purchase and usage than merely satisfaction. It is questioned whether a single, summary response such as satisfaction is feasible or even desirable.

유사성(類似性) 판단(判斷)과 검사수행도(檢査遂行度)에 관한 연구 (An Effect of Similarity Judgement on Human Performance in Inspection Tasks)

  • An inspection task largely can be seen as a job divided up into a series of visual search and classification subtasks. In these subtasks, an Inspector must performs to compare the standard references proposed in visual environments and recalled in his memory with the visual stimuli to be inspected. It means that the judgement of similarity should be demanded on inspection tasks. Therefore, the inspector's ability for the judgement of similarity and the difference similarity between inspection materials are important factors to effect on performances in inspection tasks. In this paper, to analysis the effect of these factors on inspection time, an inspection task is designed and suggested by means of computer simulator. Especially, the skin conductance responses(SCR) of subjects are measured to evaluate the complexity of tasks due to the difference of similarity between materials. In the results of experiment, the more similar or different the difference of similarity between materials is, the shorter the inspection time is because of the reduction of task complexity. And, When the inspector's cognition for similarity between materials is consistanct, the inpsection time is improved. Concludingly, the consistency of reponses for similarity judgement becomes a measurement to present the performance levels. And the information of inspection time that due to the difference of similarity between materials must be considered in planning and scheduling inspection tasks.

작업치료사의 직업기초능력 우선순위 조사연구 (Survey Study about the Priority of Vocational Core Competence for the Occupational Therapist)

  • 본 연구의 목적은 작업치료사의 직업기초능력 우선순위를 조사하는 데 있다. 연구대상은 작업치료사 138명과 작업치료과 재학생 95명이다. 대상자들에게 직업기초능력에 관한 설문조사를 실시하였으며, 작업기초능력에 대한 요소들을 확인하였다. 그 결과, 작업치료사와 재학생 두 집단 모두에서 직업기초능력에 대한 필요성을 느낀다고 나타났으며, 의사소통능력, 대인관계능력, 문제해결능력을 중요하다고 나타났고, 자신 또한 소유하고 있다고 나타났다. 하지만, 작업치료과 재학생 집단에서 기술능력을 중요하게 생각한다고 나타났지만 가장 소유하고 있지 않다고 나타났다. 이에 따라서, 작업치료사로써 실제 직무수행에 필요한 다양한 기술에 관한 지식과 정보를 수집할 수 있는 교육과정을 고려해봐야 할 것이다.
