The Effect of Sales Manager Coaching on the Motivation and Organizational Effectiveness Focusing on the Moderating Effect of Achievement Needs (영업관리자 코칭이 동기부여와 조직유효성에 미치는 영향: 성취욕구의 조절효과를 중심으로)

  • In the recent years, coaching leadership has been in the spotlight as being an essential human resources management strategy for improving organizational effectiveness in addition to strengthening the capacity of organizational members. Therefore, this study empirical analyses the effect of sales coaching on motivation and organizational effectiveness and the moderating effect of achievement needs. As a result, First, sales manager coaching appeared to have positive effect on the motivation and organizational effectiveness (job satisfaction, organizational commitment, job performance). Second, motivation appeared to have positive effect on organizational effectiveness. Third, achievement need appeared to have moderating effect in the relationship between sales manager coaching and organizational commitment. According to the study results, sales managers' coaching has positive effects on improving salespeople's performance as well as their levels of motivation, job satisfaction, and organizational commitment. In addition, this study proves that depending on the level of salespeople's need for achievement, the purpose and approach of coaching styles must be different to maximize the positive effects. This empirical study contributes to the theoretical as well as practical improvements of leadership coaching by verifying the conditional attributes for implementing effective sales managers' coaching for improving organizational effectiveness.

A Field Experiments Study for Coaching Effects Verification: Relation between Coaching and Self-esteem, Career Decision Making Self-efficacy, and Career Preparation Behavior (코칭 효과 검증을 위한 현장실험연구: 코칭과 자아존중감, 진로결정자기효능감 및 진로준비행동 간의 관계)

  • The purpose of this study is to clarify the relationship between coaching and self-esteem, career decision-making self-efficacy, and career preparation behavior through field experiments. To accomplish the purpose of the study, as the purposeful sampling was selected 50 male university students in Chungnam, South Korea. This experimental design, 25 university students were assigned to an experimental group, and another 25 university students were assigned to a control group. The experimental group had four sessions of coaching program. The control group did not have any coaching sessions. After four coaching sessions, questionnaires were administrated again. To conduct ANCOVA, pre-measurement scores for each dependent variable were included as covariates and post-measurement scores were included as dependent variables. The result proved the effect of coaching on self-esteem, career decision-making self-efficacy, and career preparation behavior. As the results of analysis, for control group, there was no difference between before and after measurement for each dependent variable. However, there was statistically significant difference between before and after measurement for each dependent variable in experimental group. This result confirmed that coaching caused increase in the level of self-esteem, career decision-making self-efficacy, and career preparation behavior. The result like this has a significance to be able to be used as a basic data that used efficiently in the field of career guidance and HRD for university student.

A Conceptual Analysis on Instructional Coaching, Instructional Supervision, and Instructional Consulting (수업코칭, 수업장학, 수업컨설팅에 대한 개념적 분석)

  • The purpose of this study is to clarify conceptually the difference of instructional coaching, instructional supervision, and instructional consulting by analyzing their own characteristics. The practices for instructional improvement are common in that fundamental objectives are improvement of instruction and development of teacher's professionalism in instruction. However, each area changed according to the social flow and the demands of the educational field and created a unique activity system. So, in order to get rid of this mixed use of these terms, it is meaningful to distinguish the concepts, attributes, and areas of each activity. The specific study questions were 1) what is the origin of coaching, supervision, and consulting? 2) how are instructional coaching, instructional supervision, and instructional consulting defined in existing research in korea? 3) how can we conceptually distinguish instructional coaching, instructional supervision, and instructional consulting? Based on reviewing various existing studies, First, this study investigated the conceptual origins and lexicons of coaching, supervision, and consulting, respectively, in addition reviewd the prior studies conducted in Korea with regard to instructional coaching, instructional supervision, and instructional consulting, and summarized how each concept is defined according to the researcher. Second, this study compared each two concept with another one. Finally, the existing definitions of instructional coaching, instructional supervision, and instructional consulting were analyzed to find out the inherent and common attributes of each concept. In conclusion, this study suggest that the concept of instructional consulting needs to be redefined to better reflect the characteristics of activities, and that studies that rethink the relationship between instructional coaching and instructional supervision are needed.

A Study on the Effects of Civil Servant Superior's Coaching Leadership on Subordinates' Innovative and Cooperative Behaviors; Focusing on the Mediating Effects of Cognitive Flexibility and Belief of the Colleague's Potential Growth (공무원 상사의 코칭리더십이 직원의 혁신행동과 협력행동에 미치는 영향: 인지적 유연성, 동료의 성장가능성에 대한 믿음의 매개효과를 중심으로)

  • The purpose of this study is to verify the effect of the civil servant superior's coaching leadership on the innovation behavior and cooperative behavior of organizational members of public institutions. And it examines the mediating roles of subordinates' cognitive flexibility and belief of the colleague's potential growth in the relationship between coaching leadership and subordinates' innovative and cooperative behaviors. As a result of the study, first, it was confirmed that the coaching leadership of civil servant superior had a significant positive effect on the innovative and cooperative behaviors of subordinates. Second, it was verified that the superior's coaching leadership had a positive effect on the cognitive flexibility of subordinates and the belief of the colleague's potential growth. Third, it was confirmed that cognitive flexibility mediates between the superior's coaching leadership and innovative behavior. Fourth, it was not significant that the belief of the colleague's growth potential mediates between the superior's coaching leadership and cooperative behavior.

  • The importance of coaching leadership has been highlighted to enhance creativity and competence of human resources in convergence environment. This paper was validated through a structural relationships model, the impact of coaching leadership on behavioral dimensions of organizational effectiveness by focusing on mediating role of job characteristics. Coaching leadership activities showed a significant positive effect on job characteristics and turnover intentions. Job characteristics appear to have a mediating effect on the relationship between coaching leadership and organizational effectiveness, especially the coaching leadership itself not necessarily to improve organizational citizenship behavior, can increase organizational citizenship behavior when formed into a positive awareness of the job characteristics of organizational members.

Impact of Leader's Coaching on Employees' Job Satisfaction and Job Involvement: Focusing on Mediating Effect of Self-efficacy (리더의 코칭이 조직구성원들의 직무만족과 직무몰입에 미치는 영향: 자기효능감의 매개효과를 중심으로)

  • This study investigated the impact of leader's coaching on job satisfaction and job involvement. In particular, this study examined employees' self-efficacy as a mediator in the relationship between leader's coaching and job satisfaction and job involvement. On the basis of theoretical linkages between the constructs, a conceptual model and hypotheses were established. Empirical data were collected by using a set of questionnaires. This survey was administered to employees working in 20 firms. 269 samples were used for the analysis. This study conducted a exploratory factor analysis and confirmatory factor analysis for the validity test, structural equation modeling(SEM) was employed to test the hypothesized relationships in the conceptual model. This study shows that the proposed model is reasonably fit to the actual data. From these analyses, the following results were obtained. First, leader's coaching is positively related to employees' self-efficacy. Second, leader's coaching is positively related to job satisfaction and job involvement. Third, employees' self-efficacy has partially mediated effects on the relationship between leader's coaching and job satisfaction and job involvement.

  • This study was conducted to investigate haw coaching leadership affects organizational members' career planning and attitudes; organizational commitment, job satisfaction and turnover intention. For this purpose, this study used as its subjects at the major companies and subsidiary companies in Korea. The independent variable coaching leadership composed of the 5 factors; guidance, facilitation, inspiration, listening and questioning. The result of the study, coaching leadership was shown to have a significant effect on career planning, organizational commitment, job satisfaction and turnover intention. The case of coaching leadership is being more, the level of career planning, organizational commitment and job satisfaction are increased and the level of turnover intention are decreased. The findings of this study are particularly important because they contribute the evidence that support the effects of coaching leadership development program in the company.

Analysis of relationship between K-CESA and creativity confluence competency and coaching skill of undergraduate students (대학생 핵심역량(K-CESA)이 창의융합역량에 미치는 영향과 코칭역량의 매개효과)

  • This study analyzes the relationship between K-CESA of undergraduate students, and their coaching skill and creativity confluence competences. Totally, 344 students attending private colleges in G province were evaluated for their competence. The data collected were analyzed by descriptive statistics, Pearson's correlation analysis, multiple regression analysis and Sobel test, using the SPSS/PC 22.0 computer program. Our results indicate that K-CESA, coaching skill, and creative convergence fulfill the assumption of normality. Moreover, significant positive relationships were determined between K-CESA and creativity confluence, as well as between coaching skill and creativity confluence. Furthermore, K-CESA was an important factor that predicts the creativity confluence competency, and coaching skill had mediating effects on the relationship between K-CESA and creativity confluence competency. In conclusion, our results indicate that K-CESA and coaching skills are important factors that will help strengthen creativity confluence competences.

The Effect of Coaching Leadership on Resilience, Interpersonal Competence and Job Performance (코칭리더십이 회복탄력성, 대인관계능력 및 직무성과에 미치는 영향)

  • This study examines the effect of coaching leadership on resilience, interpersonal competence, and job performance, and identifies whether resilience and interpersonal competence mediate the relationship between coaching leadership and job performance. For this purpose, the data were collected for 240 nurses at U University Hospital in Ulsan City. SPSS 18.0 and AMOS 18.0 were used to analyze the statistical data and the validity of the this study. The results of this study showed as follows. First, coaching leadership has significantly affected resilience, interpersonal competence and job performance. Second, resilience has significantly affected interpersonal competence and job performance. Third, interpersonal competence have significantly affected job performance. Fourth, resilience and interpersonal competence had a partial mediating effect on the relationship between coaching leadership and job performance. Based on this study, we discussed the important rule of coaching leadership, resilience, interpersonal competence to improve job performance.

The Relationship between the Leadership and the Organizational Effectiveness of the Dental Hygienists (치과위생사의 코칭리더십과 조직 효과성과의 관련성)

  • The purpose of this study was to determine the effects of coaching leadership on organizational effectiveness of dental hygienists. A survey was conducted on dental hygienists in Busan and Kyungnam from December 7, 2016 to January 15, 2017. A total of 215 questionnaires were included in analysis. The influence factors of coaching leadership on the rapport-building between the leaders and the members included the leader's direction (p<0.001) and relationship (p<0.001). The influence factors of coaching leadership on organizational commitment included the leader's relationship (p<0.001), direction (p<0.05), development (p<0.05), and accountability (p<0.05). The influence factors of coaching leadership on job satisfaction included the leader's relationship (p<0.001) and development (p<0.01). The coaching leadership of dental hygienists has been found to make a positive influence on the organizational effectiveness. It is believed that systematic and comprehensive coaching leadership training for dental hygienists must be conducted to build up trust between the leaders and the members, facilitate communication, and enhance job commitment and performance.
