심리적 임파워먼트와 직무열의가 주도적 행동에 미치는 영향 (The Effect of Engagement on Psychological Empowerment and Job Engagement on Proactive Behavior)

  • 불확실한 경영환경 속에서 기업들은 보다 차별화된 전략과 경영 변화를 모색해야만 한다. 본 연구에서는 구성원의 적극적이고 자발적인 행동이 조직성과를 높일 수 있다는 점을 인식함을 전제로 조직 전체의 경쟁력을 좌우하는 개인적인 요소로서 주도적 행동과 직무열의 및 심리적 임파워먼트의 관계에 대해 연구하고자 한다. 연구는 심리적 임파워먼트와 주도적 행동의 성격을 고려하여 일정규모 이상인 근로자 100인 이상 기업의 구성원을 대상으로 설문을 실시하여 300개의 표본을 연구에 활용하였다. 본 연구의 분석 결과는 다음과 같다. 첫째, 조직구성원의 심리적 임파워먼트의 의미성과 유능성, 자기결정성이 높을수록 주도적 행동이 높아지는 것으로 나타났다. 심리적 임파워먼트가 주도적 행동에 직접적인 영향을 주는 것을 알 수 있다. 둘째, 조직구성원의 심리적 임파워먼트가 직무열의를 높이는 것으로 나타났다. 이는 심리적 임파워먼트를 통해 조직구성원들의 권한과 책임을 부여 받음으로써 직장 내에서 스스로가 활력과 몰두, 헌신을 하게 된다는 것을 의미한다. 셋째, 조직구성원의 직무열의가 높을수록 주도적 행동을 증진시키는 것으로 나타났다. 넷째, 조직구성원의 직무열의는 심리적 임파워먼트가 주도적 행동에 미치는 영향에 매개작용을 하는 것으로 나타났다. 심리적 임파워먼트와 주도적 행동관계에서 직무열의의 매개작용을 살펴봄으로서 심리적 임파워먼트가 어떠한 과정을 거쳐서 조직구성원의 태도에 영향을 미칠 수 있는지 알 수 있다. 그리고 급변하는 환경에 신속한 대응을 위하여 인적자원의 잠재성을 최대한 활용하는 것이 필요한데, 심리적 임파워먼트는 조직 내에서 구성원의 직무열의를 고취시키고 이를 통하여 주도적 행동을 높이므로, 관리자들은 심리적 임파워먼트를 통하여 유능하고 역량을 갖춘 구성원 스스로 잠재력을 개발하고 인식하여 조직을 쇄신할 수 있도록 하는데 방향을 제시하였다. 또한 구성원의 주도적 행동을 이끌어 내는 과정에서 동인으로 작용하는 심리적 임파워먼트와 직무열의의 효과를 확인할 수 있는 자료가 될 수 있다.

간호대학생의 임상실습교육환경과 교수신뢰가 학업참여에 미치는 영향 (Effects of Clinical Learning Environment and Professor Trust on Academic Engagement in Nursing Students)

  • 본 연구는 간호대학생을 대상으로 학업참여와 임상실습교육환경, 그리고 교수에 대한 신뢰간의 상관성을 연구하여, 향후 간호대학생의 학업참여 향상을 위한 방안 마련의 기초자료로 활용하고자 시행되었다. 자료 수집은 D시와 J도의 2개 대학교 간호대학생 120명을 대상으로 시행되었고, 연구도구는 임상실습교육환경(CLE, Clinical Learning Environment) 19문항, 교수신뢰(PTS, Professor Trust Scale) 27문항, 학업참여(UWES-S, Utrecht Work Engagement Scale-Students) 13문항으로 구성된 3가지 도구를 사용하였다. 대상자의 평균 연령은 21.91세였으며 87.4%가 여학생이었다. 3학년이 50.5%, 4학년이 49.5%였으며 직전학기 성적은 중하 36.9%, 중상 35.1%, 상 16.2%, 하 11.5%로 나타났다. 대상자의 학업참여는 임상실습교육환경 및 교수신뢰와 유의한 양의 상관관계가 있었다. 임상실습교육환경과 교수신뢰가 학업참여에 미치는 영향을 분석한 결과 임상실습교육환경과 교수신뢰는 학업참여 영향요인으로 확인되었으며 그 외에 직전 학기 성적도 학업참여에 영향으로 주어 이러한 변수들은 학업참여를 36.1% 설명하고 있다. 따라서 간호대학생의 학업참여에 영향을 미치는 교수신뢰변수의 하부요인을 중심으로 교수역량강화 방안, 교수-학생 간 신뢰증진프로그램, 더불어 임상실습교육 지도를 위한 다양한 프로그램의 개발 및 효과 연구 등을 제언한다.

The Effect of Digital Transformation on SMEs Using O2O Platforms: Focusing on Customer Engagement

  • This research investigates the effect of SMEs' digital transformation (DX) efforts in O2O platforms on customer engagement. Among the three DX stages (i.e., digitization, digitalization, and DX), this study focuses on digitalization, a practically viable DX phase for SMEs using O2O platforms. This study categorizes the DX efforts of SMEs into three: information diversity, responsiveness to customers, and the degree of functional use. To analyze the impact of these efforts on customer engagement, we conduct the zero-inflated negative binomial regression using the dataset of Naver Smartplace, one of the representative O2O platforms in South Korea. The analysis result confirms that all three factors have positive impacts on customer engagement. Therefore, this study demonstrates that employing O2O platforms can be an effective strategy for SMEs lacking resources to achieve successful DX.

한·중 고등학생들이 지각한 교실 목적구조와 학교 참여 간의 관계에서 도움 요청 행동의 매개효과 (The Mediating Role of Help-seeking Behavior on the Links between Classroom Goal Structure and School Engagement of High School Students in Korea and China)

  • 본 연구에서는 한국과 중국의 고등학생들을 대상으로 이들이 지각한 교실 목적구조(숙달, 수행접근, 수행회피), 도움 요청 행동(도움 요청, 도움 요청 회피) 및 학교 참여에 어떠한 차이가 있는지를 살펴보고, 이들이 지각한 교실 목적구조와 학교 참여 간의 관계에서 도움 요청 행동(도움 요청, 도움 요청 회피)이 매개하는지에 대해 탐색해 보고자 하였다. 이를 위해 본 연구에서는 한국과 중국의 고등학생 총 584명을 최종 분석 대상으로 선정하였다. 본 연구 결과, 한국의 고등학생들에 비해 중국의 고등학생들이 지각한 교실 숙달 목적구조 및 교실 수행회피 목조구조 수준이 높은 것으로 나타났고, 도움 요청과 정서적 학교 참여 수준도 높은 것으로 나타났다. 반면에, 한국 고등학생들이 중국 고등학생들에 비해 행동적 학교 참여 수준이 높은 것으로 나타났다. 또한, 한국 고등학생들이 지닌 도움 요청 및 도움 요청 회피는 교실 숙달 목적구조와 학교 참여 간의 관계를 유의하게 매개하며, 도움 요청 회피는 교실 수해회피 목적구조와 학교 참여 간의 관계를 유의하게 매개하는 것으로 나타났다. 중국 고등학생들이 지닌 도움 요청 및 도움 요청 회피는 교실 수행회피 목적구조와 학교 참여 간의 관계를 유의하게 매개하며, 도움 요청 회피만 교실 숙달 목적구조와 학교 참여 간의 관계를 유의하게 매개하는 것으로 나타났다. 이와 같은 본 연구 결과는 한국과 중국의 고등학생들의 학교 참여 수준 증진을 위한 방안을 개발하는 데 기초자료로 활용될 수 있을 것으로 기대된다.

편의점의 혁신성이 인지적 인게지먼트와 정서적 인게이지먼트, 그리고 점포충성도에 미치는 영향 (Impacts of Perceived Innovativeness of Convenience Store on Consumer Brand Engagement and Store Loyalty)

  • Purpose: With the rapid changes in the technical development and the trend of consumption trend, the convenience store industry is facing an unprecedented competitive situation in the consumption environment where the boundary between online and offline is broken due to the stagnation of offline distribution channels and the spread of online shopping. The biggest innovation strategy of the major convenience store brands in recent years are introducing the O2O (Online to Offline) platform and presenting new products and services beyond the boundaries of online and offline to transform themselves into Omni Channel stores. The study is designed to analyze the effect of innovativeness of convenience store as a stimulus in O2O platform which customers perceive on store loyalty, the final response to external stimuli, through customer engagement with convenience store brands. Specifically, the innovativeness of convenience stores was divided into types of core activities in corporate marketing and focused on innovations in services, products(proposals), promotions and experiences. Research design, data, and methodology: Various hypotheses have been developed to achieve this research purpose. The data were collected from 1,128 questionnaires the age between 15 and 60 who had experience using retail store apps and delivery apps and were analyzed using SPSS 22.0 and SmartPLS 3.3.7 program. Measurement model analysis was carried out to assess convergent and discriminant validity. Also, common method bias was tested using the values of VIF (variance inflation factor). The hypotheses were tested using structural equation modeling with SmartPLS 3.3.7 program. Results: First, service innovation has a positive effect on cognitive engagement. Second, product, promotion and experience innovation have a positive effect on cognitive and affective engagement. Third, cognitive influences affective engagement. Finally, both cognitive and affective engagement affect store loyalty, but affective engagement has a stronger effect on store loyalty than cognitive engagement. Conclusions: All four types of innovation and cognitive engagement have a positive effect on emotional engagement, which has a stronger effect on store loyalty than cognitive engagement. Thus, while innovation can build loyalty through emotional engagement, innovation strategies must be designed and pursued with caution in terms of impact through cognitive engagement may not achieve the planned goals.

항공사 객실승무원의 완벽주의 성향이 심리적 소진, 직무열의 및 이직의도에 미치는 영향 (A Study on the Effects of Perfectionism on the Psychological Burnouts, Job Engagement and Turnover Intentions for Flight Attendants)

  • The purpose of this study is to identify the structural causal relationship among the psychological burnouts, job engagement and turnover intentions influenced by perfectionism of flight attendants to reestablish concepts by approaching their psychological difficulties and establish strategies for effective human resource management for airlines. The period of data collection was from August 1st to September 1st, 2019 by using online and offline surveys. A total of 208 answered surveys were used for analysis. The major results of this study showed that first, the perfectionism of flight attendants had an effect on psychological burn-outs, supporting Hypothesis 1. Second, the psychological burnout of flight attendants showed to have a negative (-) meaningful effect on their job engagement. Third, the psychological burnout of flight attendants showed to have a positive (+) meaningful effect on their turn-over intentions. Lastly, the job engagement of flight attendants had a negative (-) effect on their turnover intentions.

특급 호텔의 다양성 관리가 식음료 종사원의 직무열의 및 조직몰입에 미치는 영향 (The Effects of Diversity Management in a Deluxe Hotel on F & B Employees' Job Engagement and Organizational Commitment)

  • Purpose: The purpose of this study was to understand the interrelationships among diversity management, employees' job engagement, and organizational commitment in a deluxe hotel. Methods: In a total of 344 F & B employees obtained from empirical research, this study reviewed the reliability and fitness of the research model and verified a total of 4 hypotheses using the Amos program. Results: The proposed model provided an adequate fit to the data, $x^2$=316.722 (df=112), CMIN/df=2.828, GFI=0.899, NFI=0.941, IFI=0.961, TLI=0.953, CFI=0.961, RMSEA=0.073. SEM results showed that diversity management (building cultural awareness: ${\beta}$=0.206; pragmatic management policy; ${\beta}$=0.315) had a positive and significant influence on job engagement. Also, employees' job engagement (${\beta}$=0.623) had significant positive effects on organizational commitment. Conclusion: This study shows diversity management of hotel employees and its effectiveness as well as which diversity management is needed positive attitude.

The Impact of Leadership Styles on the Engagement of Cadres, Lecturers and Staff at Public Universities - Evidence from Vietnam

  • Many studies have shown that job performance and leadership are important in our society. In addition, to improve the quality of work or to improve the work efficiency is still a lot of challenges for each leader. In Vietnam, there are few specific studies on the impact of leadership styles on employee engagement such as: transformational leadership styles, business leadership styles and leadership styles. In the field of higher education, the fewer studies on these issues. A study is conducted to test the impact of leadership styles on the engagement of cadres, lecturers and staff at public universities in Vietnam. Using adjustment techniques, inspecting the scales and theoretical models representing the relationship among the influential factors. The research is based on a sample of 309 cadres, lecturers and staff currently working in universities in Vietnam and used Structural Equation Modeling (SEM) to test the relationships among the variables. The study results show that the scales of the variables: transformational leadership, transactional leadership, laissez faire leadership, job satisfaction and organizational engagement attain the validity and reliability in the research. The study results also show transformational leadership, transactional leadership and laissez faire leadership are directly and indirectly affected by job satisfaction and organizational commitment.

The Roles of Online Instructional Facilitators and Student Performance of Online Class Activity

  • The study investigates the effects of online instructional facilitator's qualities on student performance of online class activities. The study explores the roles of instructional facilitators who may influence student performance of online class activities and their academic achievement. The study employs a set of aggregated data from 1,362 subjects and 10 facilitators who participated in multiple online classes. The results of independent samples t-test reveal that the student performance in online classes has no association with facilitators' educational background or academic degree, as well as demographic characteristics, student evaluation records and instructional achievement. The results of multiple regression analysis show that the facilitator engagement has a positive relation to the enhancement of student interaction, reading discussion messages, and the quality of discussion messages in online discussions. The results of correlation analysis show that the facilitator engagement has a positive impact on both increasing the number of reading discussion messages and enhancing the quality of discussion messages. The facilitator engagement increases the quantity of reading discussion postings and enhances the quality of discussion messages, which would be a substantial contribution to student performance by facilitators. The findings suggest that student performance and academic achievement in online classes are not independent of facilitator engagement.

The Role of Employee Engagement on Knowledge Management and Worker Productivity: A Case Study in Sri Lanka

  • Knowledge-Worker Productivity (KWP) has been influenced by Knowledge Management Process (KMP); however, past studies derived inconsistent findings of the relationship between the two variables. Additionally, the effect of KMP on KWP in the context of universities in Sri Lanka has not been adequately studied. Therefore, this present study aims to fill that gap by examining KMP elements' effect, namely knowledge creation, knowledge sharing, and usage on KWP, specifically the timeliness, proficiency, and independence of employees. This study also examines the role of employee engagements (i.e., intellectual, social, and affective) in mediating the effect of KMP on KWP. The questionnaire survey method was utilized to collect data from relevant university employees, i.e., lecturers, senior lecturers, and professors, whereby 264 valid responses were used in the analysis. The associations between KMP, Employee Engagement, and KWP were analyzed using the path analysis and bootstrapping methods. The outcomes demonstrated positive correlations between all three variables. Employee Engagement was shown to have a partial mediating effect on the KMP-KWP association. The general conclusion is that KWP is influenced by its capacity to increase employee engagement via KMP.
