조직의 공정성, 조직문화 개선 그리고 서비스 접점이 병원 경영성과에 미치는 영향 (The Effect of Organizational Fairness, Organizational Culture Improvement, and Service Encounter on Hospital Management Performance)

  • The purpose of this study was to investigate the effect of fairness, culture, and service points on organizational management to maximize the ability of organizational members. The subjects of the survey were selected from major hospitals, small and medium hospitals. A total of 500 questionnaires were distributed, but 404 (80.8%) were used for the final analysis. The SPSS WIN 20 program was used to analyze the collected data. The following conclusions were obtained. First, in this study, organizational fairness did not show any general difference, and fairness was obtained with relatively high scores. In terms of improving organizational culture, size of hospital there is a statistically significant difference. the larger the organization, the more the organizational culture needs to be improved. Organizational fairness were significant differences in service encounter points and size of hospital. Second, the correlation between fairness, organizational culture improvement, service contact point and management performance showed a very positive correlation. Third, fairness has no effect on business performance. However, in this study, organizational culture improvement and service contact points are statistically significant and positive (+) influence on dependent variable management performance. Therefore, in order to improve the organizational culture of the hospital, it is necessary for the CEO to the vision, core, to discuss and make a reasonable plan. In order to actively cope with rapidly changing hospital environment, it will be necessary to positively support the of new medical market and the increase of market share.

조직공정성이 조직유효성에 미치는 영향: 건설현장 관리자의 집단주의 성향에 대한 조절효과를 중심으로 (Potential Effects of Organizational Fairness on Organizational Effectiveness: Based on Moderating Effects from the Collectivism Propensity of Construction Site Managers)

  • 본 연구는 건설현장 관리자의 조직유효성 결정요인으로서 조직공정성과 개인의 집단주의 성향에 대한 조절효과를 살펴보고자 했으며 특히, 현장관리자의 집단주의 성향이 조직공정성과 조직유효성과의 관계를 조절하는지 검증해 봄으로써 조직공정성과 현장관리자의 집단주의 성향에 대한 조절효과의 중요성을 확인해 보고자 하였다. 연구목적의 달성을 위하여 본 연구에서는 조직유효성에 영향을 미치는 요인으로 조직공정성을 선정하였다. 조직공정성은 분배공정성과 절차공정성으로 대별될 수 있으며, 조직공정성과 현장관리자의 집단주의 성향의 결과로 나타나는 조직유효성 변수로는 조직몰입과 직무만족을 선정하였다. 또한 조직공정성과 조직유효성에 대한 영향을 조절하는 변수로 현장관리자의 집단주의 성향을 선정하였다. 구체적인 연구결과를 하면 다음과 같다. 첫째, 조직공정성이 조직유효성에 미치는 영향에 관한 가설검정의 결과는 유의한 영향을 미치는 것으로 나타났다. 둘째, 조직공정성과 조직유효성간의 관계에서 건설현장 관리자의 집단주의 성향에 대한 조절효과는 없는 것으로 나타났다.

  • 본 연구는 분할기업에서 구성원이 인지하는 조직정치지각과 조직공정성에 대한 인식이 변화저항에 어떠한 영향을 미치는지 살펴보고 이에 대한 방법을 모색하는데 있다. 분석결과, 상사 정치와 동료 정치에 따른 조직정치 지각은 분배공정성, 절차공정성에 의해 최소화되며 조직정치지각은 변화저항을 강화하는 것으로 나타났다. 또한 공정성의 간접 매개효과를 분석하였다. 그 결과 상사의 조직정치지각, 동료의 조직정치지각은 분배 공정성을 매개로 한 변화 저항에 영향을 가진다고 나타났다. 하지만 절차 공정성은 조직정치지각과 변화 저항 간에 매개 효과가 없다고 나타났다. 이에 따라 분할 기업에서 조직구성원들의 변화 저항을 최소화할 수 있도록 분배적 공정성에 많은 관심을 가질 필요가 있다. 조직구성원들이 분배 공정성이 확보되지 못할 경우 조직정치 행동이 유발될 가능성이 높다고 할 수 있다.

  • Purpose: This study analyzed the effects of employees' perception of fairness and organizational commitment on productive behavior in firms. In addition, we analyzed how the employment patterns(full-time vs part-time) of employees adjust the relationship of each variable. Methods: In order to carry out the research, we surveyed about 400 people working in domestic large corporations and global corporations and analyzed them empirically Results: According to the empirical analysis, Fairness perception has a positive (+) effect on organizational commitment and productive behavior, and organizational commitment has a positive (+) effect on employee's productive behavior. In particular, the relationship between fairness perception and organizational commitment and productive behavior varies according to the employee's employment pattern(full-time vs part-time). Conclusion: this study is to increase the organizational commitment of employees in the process of organizational socialization, to ensure fairness in procedures, distribution and interactions to drive productive behavior, Suggesting that employees should be provided motivation and welfare benefits without discrimination.

금융시장에서 영업사원의 지각된 평가 공정성과 직무성과 간의 구조적 관계 (Structural Relationship between Salesperson's Perceived Evaluation Fairness and Job Performance in the Financial Market)

  • Purpose - Salesperson perceptions of the fairness and accuracy of a performance evaluation system were examined by managerial and professional employees of large organization. The performance evaluation process is central to many personal decisions such as attitude for job and sales performance. This study investigates the relationship between perceived evaluation fairness, job satisfaction, organizational commitment, and sales performance. The main purpose of this study is to develop and empirically test a comprehensive model of salespersons' perceived evaluation fairness on sales performance. For this purpose, we identified the structural relationship between perceived evaluation fairness, job satisfaction, organizational commitment, and sales performance. Also we investigate the mediating effects on job satisfaction and organizational commitment between perceived evaluation fairness and sales performance. Research design, data, and methodology - To empirically test these relationships, data were collected by in-depth interviews from sales managers and questionnaire surveys from 300 salespersons who work for sales area (credit card company, insurance company). Demographically, the overall sample was 91.6% female, 77.9% 30s and 40s, and 34% college educated, with an average tenure with their present organizations of 4 years. The questionnaire was composed of total 20 items dealing with frequency, quality, and consequences of perceived evaluation fairness, job satisfaction, organizational commitment, and sales performance. To test the research hypotheses, collected data analyzed by confirmatory factor analysis (CFA) and structure equation model (SEM). Results - Through extensive and rigorous literature review process of related literature(Perceived evaluation fairness, Job satisfaction, Organizational commitment, Sales performance), research model and research hypothesis was set up. This study obtains the following research results. First, perceived evaluation fairness has a positive effect on job satisfaction, whereas the effects of perceived evaluation fairness on organizational commitment and sales performance did not show statistically significant result. Second, job satisfaction and organizational commitment have complete mediating roles to the relationship between perceived evaluation fairness and organizational commitment, and relationship between perceived evaluation fairness and sales performance. Conclusions - Based on the results, salespersons' perceived evaluation fairness is one of the key independent variable for making high job satisfaction, organizational commitment, and sales performance. Finally the theoretical, managerial implication and research limitations are mentioned in the discussion.

  • To investigate effect of organization justice on organizational commitment, I surveyed the concept of organization justice, organizational commitment and organizational citizenship behavior and then I reviewed what formative factors of organization justice increased organizational commitment or what formative factors of organization justice and organizational commitment increased organizational citizenship behavior. The result of this study proved that organization justice and organizational commitment influenced organizational citizenship behavior a lot and the purpose of this study was carried out like following ; The formative factors of organization justice, that is, procedure fairness and distribution fairness come out by theoretical study influenced organization commitment and the formative factors of organization commitment, commitment about company and turnover influenced organizational citizenship behavior. In addition, the hypothesis that the higher the organization justice is, the higher the organizational commitment was positive. Therefore, in position control of restaurant employees, giving employees the motive of organization commitment as procedure fairness and distribution fairness control strictly enable employees to have citizenship about organization and enable employers to control employees effectively.

패밀리레스토랑 조리사의 조직공정성인지가 직무만족 및 경영성과에 미치는 영향 (The Influence of a Cook's Understanding of Organizational Fairness on Job Satisfaction and Business Performance at Family Restaurants)

  • The purpose of this study was to investigate the influence of a cook's understanding about organizational fairness on job satisfaction and business performance at family restaurants in Seoul. Frequency analysis, reliability analysis, factor analysis, and SEM were applied to analyze the data. First, a confirmatory reliability analysis indicated that organizational fairness, job satisfaction, and business performance were sufficient to be used in this investigation. Organizational fairness, job satisfaction and business performance had generally significant relationships by implementing SEM. According to the results, distributive fairness (p< 0.001), procedural fairness (p< 0.05) and interactive fairness (p< 0.05) had positive influence on cook's job satisfaction. Job satisfaction had a positive influence on financial (p< 0.05) and non-financial performance (p< 0.001). Therefore, for the purposes of food-service companies' continuous increases in business performance and competition are generally necessary to suitably manage the fairness of various policies such as job stability, promotions, impartial distribution of salary, bonus and welfare work, and internal marketing.

구성원의 공정성 지각이 영리조직과 비영리조직의 조직시민행동에 미치는 영향에 관한 연구 (A Study of Influences of Fairness Perception on Perceived Organizational Support, Organizational Commitment and Organizational Citizenship Behavior)

  • 본 연구에서는 선행의 연구 고찰을 통해 조직시민행동에 영향을 미치는 변수들과의 관계 규명을 통해 공정성과 조직지원인식 및 조직몰입을 변수로 하여 구조모델과 가설을 설정하고 이를 영리조직과 비영리조직의 표본조사를 통해 실증분석과 비교분석을 시도하였다. 연구 분석 결과 영리조직에 있어서는 조직지원인식에 대해 분배공정성과 절차공정성은 조직지원인식에 유의미한 정의 영향을 미치는 것으로 나타났다. 정서적 몰입에 대해서는 절차공정성을 제외한 분배공정성과 조직지원인식이 정서적 몰입에 유의미한 정의 영향을 미치고 있고, 지속적 몰입에 대해서는 분배공정성, 절차공정성, 조직지원인식 모두 무의미한 영향을 미치고 있으며, 조직시민행동에 대해서는 분배공정성과 조직지원인식을 제외한 절차공정성과 정서적 몰입 및 지속적 몰입이 조직시민행동에 유의한 영향을 미치는 것으로 분석되었다. 반면 비영리조직의 분석 결과에 있어서는 조직지원인식에 대해 절차공정성은 무의미하고, 분배공정성은 조직지원인식에 유의미한 정의 영향을 미치는 것으로 나타났다. 정서적 몰입에 대해서는 절차공정성을 제외한 분배공정성과 조직지원인식이 정서적 몰입에 유의미한 정의 영향을 미치고 있고, 지속적 몰입에 대해서 절차공정성과 조직지원인식은 무의미하나 분배공정성에 있어서는 유의미한 영향을 미치고 있으며, 조직시민행동에 대해서는 분배공정성, 절차공정성, 조직지원인식은 무의미하며 정서적 몰입과 지속적 몰입은 조직시민행동에 유의한 영향을 미치는 것으로 분석되었다. 이러한 연구결과는 조직구성원들로 하여금 주어진 역할 외에 자발적으로 조직을 위해 조직시민행동을 이끌어 내기 위해서는 조직이 조직구성원의 호의, 따뜻함, 다정함, 행복감, 유쾌함, 충성심 등의 감정을 통하여 조직에 대해 개인적으로 느끼는 심리적 애착을 높여주는 것이 중요하다는 사실을 시사하고 있다. 특히 영리조직에 있어서는 각종 공식적인 절차가 공정하다는 것을 구성원에게 몸소 보여 주는 행동이 필요하다는 점을 시사한다.

  • 본 연구는 세무공무원들의 조직공정성에 대한 인식이 임파워먼트와 종업원노력에 영향을 미치는지를 실증적으로 분석하였다. 분석결과, 직무공정성 중 절차공정성을 제외한 분배공정성과 상호작용공정성은 임파워먼트에 유의한 영향을 미치며, 임파워먼트는 종업원노력에 유의한 영향을 미치는 것으로 분석되었다. 이는 세무공무원들이 업무수행과정에서 인식하는 조직공정성이 높을수록 임파워먼트가 높으며, 임파워먼트가 높을수록 종업원노력수준이 높아져 과세업무수행의 효율성을 높일 수 있음을 확인 할 수 있었다. 따라서 임파워먼트를 실시하여 종업원이 노력할 수 있는 권한이 하부로 이양되는 것은 세무조직관리자가 부하직원의 잠재력을 개발하도록 인식하고 실행하는 것이므로 세무조직에서 필요할 것으로 판단된다.
