치과위생사의 감정부조화와 직무만족도 간의 관계에서 소진의 매개효과와 조직적 지지의 조절효과 (Mediating effects of burnout and moderating effects of organizational support on the relationship between emotional dissonance and job satisfaction in dental hygienists)

  • Objectives: The purpose of this study was to investigate the mediating effects of burnout and to identify the moderating effects of individual factors and organizational factors on the relationship between emotional dissonance and job satisfaction. Methods: This cross-sectional study included 270 dental hygienists working full-time at dental care facilities. The data on the socio-demographic characteristics, emotional dissonance, burnout, job satisfaction, and individual and organizational factors were collected. The individual (self-efficacy and ego resilience) and organizational (social support, organizational support and wage satisfaction) factors were considered as the moderating variable. For statistical analyses, t-test, one-way ANOVA and multiple linear regression were used. Results: Burnout was found to be a significant mediator on the relationship between emotional dissonance and job satisfaction(p<0.001). The variables moderating the relationship between emotional dissonance and burnout were identified as social support, organizational support and wage satisfaction (p<0.05), while the variables moderating the relationship between burnout and job satisfaction were wage satisfaction and ego resilience (p<0.05). Conclusions: To prevent the decrease in job satisfaction due to emotional dissonance, the management of dental care facilities should have a better understanding of burnout in dental hygienists, which requires individual and organizational efforts to be moderated. In addition, as organizational support has been identified as the factor mitigating the negative effects of emotional dissonance, it is highly necessary to adopt the preceptor system, improve communication systems and expand welfare policies of organizations.

  • The ubiquitous accessibility of information through mobile devices has led to an increased mobility of workers from their fixed workplaces. Market researchers estimate that by 2016, 350 million workers will be using their smartphones for business purposes, and the use of smartphones will offer new business benefits. Enterprises are now adopting mobile technologies for numerous applications to increase their operational efficiency, improve their responsiveness and competitiveness, and cultivate their innovativeness. For these reasons, various organizational aspects concerning "mobile work" have received a great deal of recent attention. Moreover, many CIOs plan to allocate a considerable amount of their budgets mobile work environments. In particular, with the consumerization of information technology, enterprise mobile applications (EMA) have played a significant role in the explosive growth of mobile computing in the workplace, and even in improving sales for firms in this field. EMA can be defined as mobile technologies and role-based applications, as companies design them for specific roles and functions in organizations. Technically, EMA can be defined as business enterprise systems, including critical business functions that enable users to access enterprise systems via wireless mobile devices, such as smartphones or tablets. Specifically, EMA enables employees to have greater access to real-time information, and provides them with simple features and functionalities that are easy for them to complete specific tasks. While the impact of EMA on organizational workers' productivity has been given considerable attention in various literatures, relatively little research effort has been made to examine how EMA actually lead to users' job performance. In particular, we have a limited understanding of what the key antecedents are of such an EMA usage outcome. In this paper, we focus on employees' perceived job performance as the outcome of EMA use, which indicates the successful role of EMA with regard to employees' tasks. Thus, to develop a deeper understanding of the relationship among EMA, its environment, and employees' perceived job performance, we develop a comprehensive model that considers the perceived-fit between EMA and employees' tasks, satisfaction on EMA, and the organizational environment. With this model, we try to examine EMA to explain how job performance through EMA is revealed from both the task-technology fit for EMA and satisfaction on EMA, while also considering the antecedent factors for these constructs. The objectives of this study are to address the following research questions: (1) How can employees successfully manage EMA in order to enhance their perceived job performance? (2) What internal and/or external factors are important antecedents in increasing EMA users' satisfaction on MES and task-technology fit for EMA? (3) What are the impacts of organizational (e.g. organizational agility), and task-related antecedents (e.g., task mobility) on task-technology fit for EMA? (4) What are the impacts of internal (e.g., self-efficacy) and external antecedents (e.g., system reputation) for the habitual use of EMA? Based on a survey from 254 actual employees who use EMA in their workplace across industries, our results indicate that task-technology fit for EMA and satisfaction on EMA are positively associated with job performance. We also identify task mobility, organizational agility, and system accessibility that are found to be positively associated with task-technology fit for EMA. Further, we find that external factor, such as the reputation of EMA, and internal factor, such as self-efficacy for EMA that are found to be positively associated with the satisfaction of EMA. The present findings enable researchers and practitioners to understand the role of EMA, which facilitates organizational workers' efficient work processes, as well as the importance of task-technology fit for EMA. Our model provides a new set of antecedents and consequence variables for a TAM involving mobile applications. The research model also provides empirical evidence that EMA are important mobile services that positively influence individuals' performance. Our findings suggest that perceived organizational agility and task mobility do have a significant influence on task-technology fit for EMA usage through positive beliefs about EMA, that self-efficacy and system reputation can also influence individuals' satisfaction on EMA, and that these factors are important contingent factors for the impact of system satisfaction and perceived job performance. Our findings can help managers gauge the impact of EMA in terms of its contribution to job performance. Our results provide an explanation as to why many firms have recently adopted EMA for efficient business processes and productivity support. Our findings additionally suggest that the cognitive fit between task and technology can be an important requirement for the productivity support of EMA. Further, our study findings can help managers in formulating their strategies and building organizational culture that can affect employees perceived job performance. Managers, thus, can tailor their dependence on EMA as high or low, depending on their task's characteristics, to maximize the job performance in the workplace. Overall, this study strengthens our knowledge regarding the impact of mobile applications in organizational contexts, technology acceptance and the role of task characteristics. To conclude, we hope that our research inspires future studies exploring digital productivity in the workplace and/or taking the role of EMA into account for employee job performance.

  • 본 실증적 연구의 목적은 MMORPG 게이머의 개인적, 사회적 특성이 게임에서의 창발적 행동에 어떠한 영향을 미치는지 알아보고, 게이머들의 이타적 행동과 조직 순응적 행동 유도에 대한 학술적, 실무적 시사점을 제공하는 것이다. 이를 위해 조직시민행동 이론을 토대로 가설을 설정하여, 리니지2 플레이어 231명을 대상으로 실증분석을 하였다. 분석 결과, 게임에서 형성된 '개인 요인'인 자기효능감, 직무만족 그리고 '사회관계 요인'인 과업상호의존성, 신뢰는 게이머의 창발적 파티 플레이에 유의미한 영향을 미치는 것으로 나타났다.

개인의 지식기여 선행요인 간 상호작용효과 (Interaction Effects among Antecedents of Individual Knowledge Contribution)

  • Employees' knowledge contribution is one of the critical activities that maximize internal capability of the firm and facilitate organizational innovation by sharing scattered internal knowledge. This study integrates antecedents of knowledge contribution based on the theory of planned behavior(TPB). Utilizing TPB as a theoretical framework, expected reciprocity, subjective norm, and self-efficacy's direct effects on knowledge contribution were assessed. Additionally, interaction effects among expected reciprocity, subjective norm, and self-efficacy were explored. As the results of analysis, all the antecedents significantly influenced knowledge contribution. Interestingly, when the knowledge source's self-efficacy was high, the influence of expected reciprocity on knowledge contribution was decreased. Similarly, when the knowledge source's subjective norm for knowledge contribution was high, expected reciprocity's effect was weakened. This implies that when facilitating knowledge contribution, interaction effects among antecedents of knowledge contribution, as well as their direct effects, should be considered.

조직정치지각과 지각된 업무성과: 리더-구성원 교환관계와 자기효능감의 삼원조절효과를 중심으로 (The Relationship between Perceptions of Organizational Politics and Perceived Work Performance: Focusing on the 3-way interaction Effect of Leader-member Exchange and Self-efficacy)

  • 본 연구목적은 조직정치지각과 리더-구성원 교환관계(LMX)가 구성원이 지각하는 업무성과에 미치는 영향을 살펴보는 데 있다. 또한 조직정치와 업무성과의 관계에서 LMX의 상호작용 효과를 규명하고자 한다. 특히, 본 연구는 LMX와 자기효능감과의 삼원상호작용 효과를 검증함으로써 연구영역을 확장하고자 하였다. 한국의 다양한 조직에서 근무하는 280명의 종업원을 대상으로 한 연구결과는 다음과 같다. 첫째, 조직정치지각은 지각된 업무성과에 별다른 영향을 주지 못했다. 둘째, 리더와의 높은 교환관계는 구성원의 지각된 업무성과에 긍정적인 영향을 주었다. 셋째, 리더-구성원 교환관계는 조직정치지각과 지각된 업무성과와의 관계를 조절하지 않았다. 마지막으로 본 연구결과는 자기효능감이 높은 집단에서 리더-구성원 교환관계가 조직정치지각과 지각된 업무성과의 관계를 조절하였다. 즉, 내집단에 속한 자기효능감이 높은 구성원은 정치적 환경에서도 업무성과가 증가하였다. 그러나 외집단 속한 자기효능감이 높은 구성원은 정치적 환경에서 업무성과가 감소하였다. 마지막으로 본 연구의 이론적 및 실무적 시사점과 향후 연구방향을 제시하였다.

기업 내 온라인 커뮤니케이션 채널의 만족도가 커뮤니케이션 효과에 미치는 영향 요인 분석 (Analysis of Influential Factors between Communication Effectiveness and Satisfaction in Internal Communication Channels in Enterprises)

  • Effective internal communication is known to have a positive impact on business performance, but there is a lack of research on the effects of online channels for workplace communication. This study using regression analysis examines how task-technology fit, information richness, self-efficacy, perceived ease of use, and perceived usefulness related to online communication channels affect not only the satisfaction with the tools but also the effectiveness of them. Additionally, we verify how the organizational culture of online and offline communication shows the control effect. As a result, all five variables were positively correlated with internal communication channels satisfaction, and we found that the organizational culture of online and offline communication controls the relationship between online communication channels satisfaction and effectiveness.

중소기업의 경쟁력, ESG 경영 활동 및 조직공정성이 직무만족에 미치는 영향에 관한 실증 연구 : 자기효능감의 매개효과를 중심으로 (An Empirical Study on the Effects of SMEs Competition, ESG Management Activities and Organizational Justice on Job Satisfaction : Focusing on Mediating Effects of Self-efficacy)

  • 최근 중소기업은 지속 가능한 경영을 통한 실질적인 경쟁력 제고가 필수 요건화되어 가고 있는 경영환경에 직면해 있다. 이러한 중소기업의 근로자들이 자신들의 직무에 얼마나 만족하고 있는지, 어떠한 원인이 근로자들의 직무만족에 영향을 미치는 요인을 알아보는 것은 매우 의미 있는 연구라고 할 수 있다. ESG 경영 중 환경(E) 활동, 사회(S) 활동, 지배구조(G) 활동이라는 변수를 도입하여 근로자들이 달라진 업무환경에 직면하게 되었을 때, 자기효능감을 매개로 하여 직무만족에 어떠한 영향을 미치는지에 대한 문헌 연구와 실증 분석을 수행했다. 본 연구를 수행하기 위해 중소기업의 근로자를 대상으로 300부의 자료를 수집하였고, SPSS 통계 프로그램(Ver. 25.0)을 이용하여 분석하였다. 연구 결과, 첫째, 기업의 경쟁력 중 제품 또는 서비스품질과 직원역량이 직무만족에 유의미한 정(+)의 영향을 미치는 것으로 나타났다. 둘째, ESG 경영 활동 중 사회(S) 활동과 지배구조(G) 활동이 직무만족에 유의미한 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 조직공정성 중 분배공정성과 절차공정성이 직무만족에 정(+)의 영향을 미치는 것으로 나타났다. 넷째, 자기효능감은 제품 또는 서비스품질, 직원역량, ESG 경영 활동 중 사회(S) 활동 및 지배구조(G) 활동, 조직공정성 중 절차공정성이 직무만족에 미치는 영향을 매개하는 것으로 나타났다. 본 연구를 통한 학문적 가치는 중소기업의 경영에 있어 ESG 경영 활동이 근로자의 직무에 미치는 요인들에 대하여 실증적으로 분석한 것이다. 그 결과 ESG 경영 활동 중 사회(S) 활동과 지배구조(G) 활동에 대해 근로자도 적극적으로 기업경영에 참여함으로써 직무에 만족하는 것을 확인하였다. 또한 외부 환경변화에 민감한 근로자들에게 중소기업이 적극적으로 기업의 경쟁력을 높이고 ESG 경영 활동 실행과 공정한 조직문화를 제공할 때 근로자는 자기효능감을 통해 직무에 만족한다는 실무적인 시사점도 밝혔다. 이로 인해 중소기업 근로자들의 이직률을 낮추고 중소기업의 경쟁력도 선순환 구조를 통해 개선될 가능성을 제시했다는 점에서 의의가 있다.

자기효능감, 조직문화 및 팀 성과의 관계에서 지식공유의 매개효과 (Mediating Effect of the Knowledge Sharing in the relationship among Self-efficacy, Organization Culture, and Team Performance)

  • 본 연구에서는 자기효능감과 조직문화가 조직 내의 팀 성과에 어떻게 영향을 미치는지를 분석하였다. 외부변수로는 자기효능감, 조직의 개방성, 공유문화, 경쟁문화를 선정하였으며 지식공유를 매개변수로 선정하였다. 종속변수로는 팀 성과를 선정하여 외생변수 및 매개변수가 종속변수에 어떻게 영향을 미치는지에 대해 조사 하였다. 데이터는 국내 건설회사에 종사하는 임원진 100명을 대상으로 설문지조사를 통해 수집하였으며 수집된 데이터는 확인적 요인분석과 구조방정식을 적용하여 분석하였다. 연구결과 자기효능감, 공유문화, 경쟁문화는 지식공유 및 팀 성과에 직 간접적으로 모두 유의미한 영향을 미쳤으나 조직의 개방성은 지식공유나 팀 성과에 통계적으로 유의미하게 영향을 미치지 않는 것으로 나타났다. 이러한 연구결과는 지식관리 활동과 업무성과와의 구조적인 관계를 파악하여 효과적인 지식 공유를 위한 전략을 제시하는데 이용될 수 있다.

  • Key factors enhancing transfer behavior of training and knowledge sharing are of great interest to researchers and executives because training transfer and knowledge sharing activities are remarkable predictors of organizational growth. This study investigates the core motivations for boosting transfer behavior of training and knowledge sharing. To empirically test the impacts of employee training, servant leadership and self-efficacy, a survey was conducted in small-medium sized companies. The data (N=292) were analyzed using structural equation modeling analysis. The results indicate that higher employee training positively leads to self-efficacy and transfer behavior of training. Servant leadership is positively leads to self-efficacy, transfer behavior of training, and knowledge sharing. Self-efficacy of employees induces greater transfer behavior of training and knowledge sharing. Finally, transfer behavior of training encourages workers to increase knowledge sharing. This study represents an initial step to examine the psychological mechanism of improving employees' transfer behavior of training and knowledge sharing activities based on the employee training qualities and servant leaderships.

The Impact of Creative Role Identity and Creative Self-Efficacy on Employee Creativity in the Hotel Business

  • The study aims to investigate the nexus of between role identity, self-efficacy, feeling of energy, and employee creativity in the hotel industry of Korea. The employees' innovative behaviors like creativity have been many researchers' interest for decades in the hotel industry. The hypotheses depicting the relationship among the variables have been proposed based on a review of existing literature. The number of 215 cases was used for final analysis and the results were explained through structural equation modeling. The results indicate the hotel employees' role identity and creative self-efficacy positively influenced their feeling of energy. Further, both role identity and creative self-efficacy make significant impact on employee creativity. Feeling of energy also makes a positively significant impact on employee creativity. Feeling of energy partially mediates the relationship between the two independent variables and employee creativity. As a result, creative role identity, self-efficacy, and feeling of energy explain the variance of the hotel employees' creativity. The results present that hotel practitioners need to regard their employees' creative roles and build organizational culture to support creative activities so as to enhance employee creativity. Finally, theoretical and practical implications for the hotel industry and future studies have been discussed.
