Internal Marketing, Job Stress, Organizational Commitment and Turnover Intention in Nursing Organization (간호조직의 내부마케팅, 직무스트레스, 조직몰입, 이직의도 간의 관계)

  • Purpose: The purpose of the study was to identify the relationship among internal marketing, job stress, organizational commitment, and turnover intention in nursing organizations in Korea. Methods: One hundred eighty six nurses recruited from 6 general hospitals in South Korea. The data were collected by self-reporting questionnaires and analysed by the SPSS WIN 11.0 program using descriptive statistics, Pearson's correlation coefficients and stepwise multiple regression. Results: Nurses participated in the study reported medium levels of perceived internal marketing, job stress, organizational commitment, and turnover intention. Perceived internal marketing had significant negative correlation with job stress and turnover intention and significant positive correlation with organizational commitment. Employee's management philosophy was a significant predictor of job stress along with characteristics of hospital, and nurse's educational level ($R^2=$ .18). Working environment was a significant predictor of organizational commitment along with monthly income and job stress ($R^2=$ .31). Promotional strategies and communication style in the organization were significant predictors of turnover intention along with organizational commitment and job stress ($R^2=$ .31). Conclusions: This study suggest that future intervention study enhancing internal marketing would lead the positive changes in job stress, organizational commitment, and turnover intention.

Impacts of Occupational Stress on Job Satisfaction and Organizational Commitment among Certified Geriatric Caregivers (노인요양보호사의 직무스트레스가 직무만족과 조직몰입에 미치는 영향)

  • Objectives: An increase in the number of caregivers is necessary to provide services to the elderly, but more importantly, it is qualitative management for them. The purpose of this study was to identify occupational stress, job satisfaction, and organizational commitment and to explore the impact of occupational stress on job satisfaction and organizational commitment among caregivers employed in health service centers for the elderly. Methods: This descriptive survey was a cross-sectional correlational design of 118 caregivers. The questionnaire included occupational stress, job satisfaction, and organizational commitment. Stepwise multiple regression was applied. Results: Job satisfaction and organization commitment of caregivers were found to be above the average. There was a high level of job stress due to lack of job autonomy, job demands, and inadequate compensation. It has been found that the inappropriate compensation, organization system, work culture, and lack of job autonomy affected job satisfaction of caregivers. The factors affecting organizational commitment were inadequate compensation, job insecurity, and work culture. Conclusions: Efforts should be made to assess and complement the appropriateness of compensation and work culture that are taken to relieve job stress to enhance the job satisfaction and organizational commitment of caregivers.

A Study on Organizational Loyalty of Hospital Employees; Focusing on Overall Members at a University Medical Center in Seoul Metropolitan Area (병원 구성원의 조직 충성도에 관한 연구 - 서울의 한 대학병원 전체구성원을 중심으로 -)

  • This study examines organizational qualities such as vision, mission, teamwork, fairness, and empowerment and their effects on organizational members. As a result of analysis, these qualities are identified to affect member satisfaction, but not to affect job involvement. Member satisfaction affects job satisfaction, and this relationship retains indirect influence through an increase in member satisfaction. Further, improved member satisfaction and job involvement are found to affect organizational commitment. These results are derived from complete enumeration on members of an organization where particular traits such as member position, job classification, and the privity of contract are intermixed. In case where research is conducted on the aforementioned traits separately, different results would be anticipated depending on each trait. The implications of this study are as follows. First, clear-cut organizational vision and mission established by the top management of an organization prevent confusion amongst its members, and thus have the highest level of effect on member satisfaction. Second, teamwork in reference to the. relationship amongst team members of a work group and goal awareness improves member satisfaction. Third, autonomy for job performance and related empowerment improve member satisfaction. Last, fairness in wages and promotion affects member satisfaction. Therefore, internal qualities of an organization perceived by its members have a higher degree of influence over external qualities including compensation and promotion on the members. In addition, these internal qualities indirectly affect job involvement through an increase in member satisfaction, and, in turn, member satisfaction and job involvement affect organizational commitment of the members. In case of member satisfaction, not only does it affect organizational commitment of the members of an organization directly, but also affects organizational commitment indirectly through job involvement. This study is conducted with only one hospital in consideration, and thus its findings may not be generalized for every medical organization. However, this study retains distinct attributes of complete. enumeration, and the precedence of each variable is closely investigated.

  • Previous findings on Social Loafing indicated that Social Loafing explained the organizational commitment, that the lower level of Social Loafing they had, the higher performance they would have, and that it is a useful index for effectiveness of the organization. This study explored the Police Organizational culture & Organizational Commitment on Social Loafing. The Police officers' Police Officer's Organizational culture & Organizational Commitment and Social Loafing has been measured, and then how Organizational culture & Organizational Commitment affects Police Officer's Social Loafing has been examined. The study results may be used as a theoretical basis to assert the need of Organizational culture & Organizational Commitment to decrease the Police Officer's Social Loafing. Independent variable is Police Officer's Social Loafing and Dependent variable is comprises 2 categories; Police Organizational culture(The group culture, The hierarchical culture, The developmental culture, The rational culture), & the Organizational Commitment(Affective Commitment, Continuance Commitment, Normative Commitment). The result of analysis showed that The group culture & Normative Commitment influenced in Social Loafing(positive), and The Rational culture, Affective Commitment, & Continuance Commitment in Social Loafing(negative).

Affecting Factors of Hospital Nurses' Emotional Labor and Social Support on Organizational Commitment (병원간호사의 감정노동과 사회적 지지가 조직몰입에 미치는 영향)

  • Purpose: The study is to identify a correlation among hospital nurses' emotional labor, social support and organizational commitment and to analyze the effects on organizational commitment. Methods: The participants are 300 nurses working at two general hospitals located in Gyeonggi-do, who agreed to join the study. Data collection were done from July to September in 2014. The collected data are analyzed a descriptive statistic, t-test, ANOVA, $Scheff{\acute{e}}$ test, Pearson's correlation coefficient, and multiple regression and SPSS/WIN 15.0 Program was used in the process. Results: Organizational commitment was negatively correlated with emotional works but it was positively correlated with social support. The factors affecting organizational commitment were informational support and evaluative support which were sub-domain of social support as well as level of emotional expression which was a sub-domain of emotional works, their positions and level of education. Conclusion: To increase the level of an organizational commitment, a method of coping in difficult situations and information relating to private assessments is recommended. Also, the organization should prepare a plan that members can properly manage their emotions face-to-face with clients.

The Moderation Effect of Organization Trust on the Relationship between Perceptions of Organizational Politics and Job Attitudes in Hospital Employees (병원 종사자의 조직정치지각과 직무태도 관계에서 조직신뢰의 조절효과)

  • This study investigates the moderation effect that organizational trust had on the relationship between perceptions of organizational politics and organizational commitment, intention to turnover, organizational citizenship behavior by analyzing the empirical data of 716 personnels collected from university hospital in Korea. We hypothesized that perceptions of organizational politics would tended to negatively related to a high level of organizational commitment and intention to turnover, organizational citizenship behaviors, and that organizational trust would moderate the relationship between perceptions of organizational politics and outcomes. These results suggest that organizational politics of perceptions had negative impacts on organizational commitment and organizational citizenship behaviors, while perceptions of organizational politics had positive impact on intention to turnover. Furthermore, the level of organizational trust moderated the relationship between perceptions of organizational politics and outcomes. Based on these findings, implications of the research findings are discussed, and recommendation for future research and practice are provided.

A Study on the Effectiveness of Learning Organization Managed by Medical Center (의료기관 학습조직 운영효과에 관한 연구)

  • This study was designed to suggest a learning organization in a medical center by examining the factors to influence effectiveness of the learning organization. We collected the data of 586 persons who participated once or more times in the learning organization managed from 2000 to 2002 by Y Medical Center located in Seoul, and included the data of 285 persons in the final analysis. The results of the study are summarized as follows. First, as the results of examining the regression coefficients to predict the effectiveness of and satisfaction with the learning organization through the learning level, learning method and learning organization constructing level as the general variables, the important influential factors were shown as follows: 1)knowledge creation, knowledge storing, private learning, organizational learning, and learning organization construction of occupational and human levels as the factors to predict the working competency; 2) learning organization construction of the human level as the factors to assume the duty satisfaction; 3) gender, working years, private learning, team learning and organizational construction level for the prediction of the organizational commitment; and 4) medical technical service, knowledge creation, organization learning, and constructing level of the environmental and human levels for the assumption of the satisfaction with experience in the learning organization. Based on the study results of the effects in managing the learning organization, we can conclude the followings. First, the members who are in various working positions and occupations need to continuously participate in the learning organization. Second, to raise the organizational outcome from the management of the learning organization, it is necessary to establish systematic concepts in the constituents of the organizational effectiveness such as working competency improvement, duty satisfaction and organizational commitment, and the experience satisfaction of the learning organization. Finally, the future of the organization depends on the learning competencies of the organization members. To continuously exist and develop the organization, the private learning of the organizational members should be constantly spread and shared over the organizational level, and the usual innovations such as repetitive and habitual organizational learning should be generally tried out throughout the whole field of the management.

The Feasible Linkage Between Organizational Commitment and Employee Communication

  • Purpose - The current study will provide a cause-effect explanation that will reinforce the existing perception that effective communication fosters organizational communication. The findings will also empower organizations with information on why they must polish their communication strategies. Research design, Data, and methodology - This study has collected numerous textual datasets through 'Qualitative Content Approach' (QCA). The author of this research had a responsibility to develop comprehensible methods for categorizing and drawing inferences from raw data in addition to data collecting tactics that may effectively solicit representations. Result - The current study ultimately concludes that effective communication is the most cost-effective tool for motivating employees. Two-way organization communication allows employees to communicate the hardships they encounter in their job. The result of this is adjustments that are geared towards eliminating work-related challenges. Total four suggestions exist for practitioners in the main texts on 'Results' section. Conclusion - According to theoretical research, organizational commitment is anchored on the ability of an organization's leadership to communicate the organization's values to lower-level employees. Moreover, the findings reiterate the importance of creating leadership systems that embody an organization's core values. Communication systems that engender this ensure that management discloses the rationale for their business and corporate strategies to employees.

A Study on Satisfaction and Commitment Impact on Turnover Intentions at Occupation and Organization (직업과 조직에 관한 만족과 몰입이 전환의도에 미치는 영향에 관한 연구)

  • The purposes of this research was to examine the relationship between two forms of satisfaction, commitment and turnover intentions at organization, job. Also consistent with the Meyer et al(1993) notion of the three-component model of organizational commitment. Although researchers have examined organizational commitment in relation to a wide range of variables, there has been no discriminant validity of commitment at occupation and job. The purpose of the present article, are to compare the relation between satisfaction forms, commitment forms and turn intentions forms. Confirmatory factor analysis supported the proposed distinction between the three forms of commitment and two turnover intentions forms at the measurement level in the distribution industry(N=156). Results using structural equation analysis with AMOS18 showed that job satisfaction had an positive impact on job commitment forms. Organizational satisfaction positive impact on two turnover intentions forms. However it revealed that no significant relation between organizational satisfaction and job commitment, job commitment and job turnover intentions.

Determinants Influencing Labor Union Commitment of General Hospital Employees' by the Characteristics of Unions (종합병원 직원의 노동조합성격에 따른 노조몰입 결정요인)

  • The purpose of this study was to provide basic materials needed to enhance quality of organizational life by identifying the improvements of labor union management in the perspective of general hospital organization management. The subject of this study were 686 employees in 12 General Hospitals in Metro Capital including Seoul. Materials were collected from administrators, nurses and medical technicians in target hospitals from March 20 to May 10, 2005 through survey questionnaires. The main results of this study were as follows: 1. the commitment level of the subjects according to their characteristics was higher in older employees than the younger ones, large family to support than small family to support and those who had higher positions in labor union. 2. The commitment level of the subjects according to the job and role related variables were higher those who had higher satisfaction level to their job and manager, role conflict in all hospitals. 3. The commitment level of the subjects according to union related variables, variables jointly controlled by union and employer was satistically significant positive correlation. In other words, the commitment level of the subjects according to the subjects' labor union involvement was higher in those who had higher satisfaction in labor union and perceived their colleagues' attitudes more positively in all hospitals. Regarding the atmosphere of the relationship between union and employer and the level of commitment in labor union, the better the atmosphere of the relationship between union and employer was, the higher the level of commitment in labor union was in all hospitals. 4. The results of multiple regression analysis shows that formal and informal socialization, union participation to the union management cooperation program, job satisfaction, satisfaction with the labor union's were all found as important antecedents of labor union commitment. 5. Job and role-related variables, union-related variables, variables jointly controlled by union and employer, and labor union commitment level were all found significantly different in accordance with the characteristics of unions concerned. To summarize study results, the level of commitment in labor union depends on job satisfaction, manager's attitudes, satisfaction to their jobs, union satisfaction, their colleagues attitudes toward union and the atmosphere of employer-employee relationship. Therefore hospital managers should have democratic and flexible attitudes toward labor union. Additionally, as formal and informal socialization, union participation to the union-management cooperation program is important determinant in union commitment, hospital managers should have countermeasures to enhance the colleague attitude and job satisfaction level of hospital employees. Since this study deals with psychological nature of workers not a few drawbacks and shortcomings may be detected in the finding. Nevertheless, the finding of this study, to become a momentum that will stimulate further research to detect all the cues of labor union commitment and to provide valuable reference in forming logical union commitment and labor union-management cooperation.
