Purpose: The aim of this study was to investigate and identify work environment, job embeddedness, and burnout among general hospital nurses in Korea. Methods: The participants were 563 clinical nurses working in 13 general hospitals across the country. Data were analyzed using SPSS and Microsoft Excel programs. Results: Mean scores were 2.62 for nurses' work environment, 2.97 for job embeddedness, and 3.61 for burnout. Nurses' work environment showed a positive correlation with job embeddedness (r=.70, p<.001), but a negative correlation with burnout (r=-.49, p<.001). Subcategories of nurses' work environment that predicted job embeddedness included satisfaction and happiness, hospital support for the work environment, patient care environment, satisfaction with work schedule, manager leadership, supportive environment for nurses' work, and computer problems. Subcategories of nurses' work environment that predicted burnout included satisfaction and happiness, violence within ward, hospital support for work environment, and patient care environment. Conclusion: Findings from this study indicate the need to evaluate and improve the work environment for nurses to increase job embeddedness and control burnout. Future studies should explore ways in which turnover intention can be decreased by changing nurses' work environment.
The purposes of this study were to determine the factors that influence job satisfaction for ICU nurses and to analyze group differences in job satisfaction based on the nurses' preference and perception of the work environment with an enhanced professional role. A total of 231 nurses who had been working in Intensive Care Units at least for 6 months at selected university hospitals participated in the study while head nurses or those with administrative positions were excluded. The study participants had an average of 33 months of clinical experience with an age range of 23 to 40 years. The data were analyzed by utilizing SPSSWIN and the results are as follows. 1) Hierarchical multiple regression analysis showed that work characteristics defined by Job characteristics theory and nurses' preference / perception of ideal work environment together explained 33% of variance in job satisfaction. Skill variety, task identity and autonomy as well as individual perception of work environment were significant variables for explaining job satisfaction. Job satisfaction was not significantly related to age, marital status, education, and clinical experience. 2) The groups classified by nurses' preference and perception of work environment were significantly different in their job satisfaction. Nurses with high preference and high perception showed significantly higher general and specific job satisfaction than other nurses. The nurses who showed high preference but perceived their work environment as not reflecting ideal job characteristics reported the lowest job satisfaction among the groups. In conclusion, the role of individual preference and perception of the work environment in explaining the relationship between the redesign of work environment and job satisfaction was supported by the study, The preferences of nurses to the innovative work characteristics should be considered in the process of enhancing job characteristics to lead job satisfaction and low turnover and ultimately to improve quality of care.
Purpose. The objective of this study was to investigate factors influencing turnover intention index of work environment, emotional labor by hospital nurses Methods. Purpose: The purpose of this study is to investigate the effect of work environment on health problems of nurses. Methods: The subjects of the study were 395 nurses who were wage workers among KWCS (Korean Working Conditions Survey) respondents in 2014. The work environments were measured by the KWCS questionnaire. Results: 48.5% of the 395 nurses had health problems. The prevalence of musculoskeletal diseases (34.7%) was the highest among all health problems. The ergonomic work environment was significantly related to musculoskeletal disorders, headache and eye strain, and fatigue. In addition, the increase in work-individual interface area was significantly related to fatigue. Conclusion: The work environment of nurses affects health problems. It is therefore important to develop strategies that improve the health problems of nurses by reducing ergonomic and psycho-social risk factors.
Purpose: This descriptive study was conducted to identify the effects of hospital organizational culture and work environment on nurses' intent to stay at work. Methods: Participants of this study were 234 nurses who have worked at a local general hospital in the Chungcheong province for at least 6 months. The data were collected from July 17 to 28, 2017, using self-reported questionnaires and analyzed with multiple regression using SPSS version 22.0. Results: Clinical experience (${\beta}=.38$, p<.001), institutional support (${\beta}=.33$, p<.001), and relation-oriented culture (${\beta}=.24$, p<.001) affected intent to stay at work among nurses. These variables accounted for 34.8% of the variance in intent to stay at work among nurses. Conclusion: This study confirms the effects of the work environment and organizational culture on nurses' intent to stay at work. Efforts for improving the work environment and organizational culture need for retaining nurses in a hospital. We suggest further research to identify the other factors associated with intent to stay at work among nurses.
Purpose: This study aimed to examine the differences in nurses' psychosocial work environment (PWE) in integrated nursing care wards (IWs) with higher nurse staffing and general wards (GWs) with lower staffing, and to analyze the effect of PWE on their health outcomes. Methods: Data were collected from 151 nurses in IWs and 156 nurses in GWs at a tertiary hospital in Seoul in 2023. The Korean version of the Copenhagen Psychosocial Questionnaire III was used to measure PWE and health outcomes. Regression analyses were conducted to examine the effect of PWE on health outcomes. Results: The most negative aspects of the nurses' work environment were found in the work demand domain. IW nurses (vs. GW nurses) reported lower work demand, better work organization and job contents, and a more positive work-individual interface. Nurse health outcomes were also better in the IWs. Lower work demand and better work-individual interfaces were positively associated with improved health outcomes, while ward type (IW vs. GW) was not significantly related to health outcomes. Conclusion: Reducing work demand by expanding integrated nursing care services nationwide and improving nurse staffing in GWs is crucial for improving health outcomes.
