군 간부들의 학습된 무력감, 우울, 조직몰입 및 직무열의의 관계: 우울의 매개효과 및 소명감의 조절효과를 중심으로 (The Relationships of Learned Helplessness, Depression, Organizational Commitment and Job Engagement: Focusing on Depression as a Mediator and Calling as a Moderator)

  • 본 연구의 첫 번째 목적은 군 간부들의 학습된 무력감이 부정정서인 우울에 미치는 영향을 확인하고, 이러한 우울이 군 간부들의 직무태도 변인인 조직몰입 및 직무열의에 어떠한 영향을 미치는지 그 과정을 탐색하는 것이었다. 두 번째 목적은 우울과 조직몰입 관계 및 우울과 직무열의 관계에서의 소명감의 조절효과를 검증하는 것이었다. 이를 위해 경기도 소재 공군 비행단에서 근무하는 직업군인 310명을 대상으로 설문조사를 실시하였다. 연구결과를 요약하면 첫째, 학습된 무력감은 우울을 정적으로 예측하였으며, 조직몰입과 직무열의를 부적으로 예측하였다. 또한, 우울은 조직몰입과 직무열의를 부적으로 예측하였다. 둘째, 매개효과 검증 결과 학습된 무력감과 조직몰입 관계에서 우울이 매개하는 것으로 나타났으며, 학습된 무력감과 직무열의 사이에서도 우울의 매개효과가 나타났다. 셋째, 우울과 조직몰입 및 직무열의 사이에서 소명감의 조절효과 검증 결과 조직몰입과 직무열의 모두 우울과 소명감의 상호작용이 유의미하게 나타났다. 논의에서는 본 연구 결과를 토대로 연구의 의의와 시사점, 한계점 및 향후 연구과제에 대해 제안하였다.

병원 조직의 상사리더십 유형이 조직 유효성에 미치는 영향에 관한 연구: 직종 및 직급 수준에 따른 차이를 중심으로 (The Study on the Effects of Leadership Types in Hospital Organization on Organization Effectiveness: Focused on Medical and Non-Medical, Middle manager and operator)

  • Objective: In this study, in order to investigate the relationship between leadership type and job satisfaction, the types of leadership in medical institutions are divided into transformational leadership, servant leadership and authentic leadership. In addition medical staff and non-medical staff are classified according to their job characteristics, and middle managers and operators are classified according to position. Methods: For this purpose, 589 questionnaires were applied to the medical institutions in Seoul and Gyunggi-do, and empirically analyzed with multiple regression. Results: The results of this study are first, among gender, medical or non-medical staff, position and career experience, men, non-medical staffs, and middle managers showed higher leadership, job engagement, and job satisfaction. Second, servant leadership and authentic leadership have significant positive relationships with job engagement. In the case of medical staff, only servant leadership has a positive effect on job engagement, while in the case of non-medical staff, both servant leadership and authentic leadership have significant influence on job engagement. Job satisfaction was found to have a statistically significant effect of servant leadership and authentic leadership in medical staff and non-medical staff. Third, in the case of middle managers, servant leadership showed a statistically significant effect only on job satisfaction, while servant leadership and authentic leadership had statistically significant effects on job engagement and job satisfaction of operators. Conclusions: This study suggests the possibility and applicability of authentic leadership in addition to transformational leadership and servant leadership in hospital organizations. Also, by identifying differences in the effects on organizational effectiveness, it is also suggested the need for research on identifying leadership factors that reflect strictly distinctive job characteristics.

The Effect of Innovation-oriented Organizational Culture on Job Engagement and Job Stress: Focusing on Moderating Effect of Self-efficacy

  • Purpose: The purpose of this study is, in the situation where rapid response to the rapidly changing environment is required due to the development of the fourth industrial revolution such as artificial intelligence, virtual reality, and the internet of things, robotics, big data, additive manufacturing, bio-health, sharing economy and in the organizational culture aspiring toward the innovation of a major company, small business and a public institution, to analyze what influence a job-engagement and stress make, and what influence individual's self-efficacy as a moderator mediator makes, and to offer basic data for improving job-engagement and lowering job-stress. Research design, data, and methodology: For doing this, the literature and the empirical studies were combined. Deriving innovation-oriented organizational culture as factors affecting the job engagement and job stress through the literature, and have established hypotheses to verify them. We have collected data of 281 from ex,ecutives and staff-members working in areas including major company, small business and officials (the central government, a local public service, the prosecution, the police, and school). And these data were analyzed by SPSS 23 version. Results: Based on these data, the results of analysis were as follows; First, the innovation-oriented organizational culture which was recognized by organizational members had effect on job-stress. Second, the innovation-oriented organizational culture which was recognized by organizational members influenced job-stress. Third, in the relationship between the innovation-oriented organizational culture and job-engagement, self-efficacy did not influenced job-engagement. Finally, in the relationship between the innovation-oriented organizational culture and job-stress, self-efficacy influenced job-stress. Conclusions: Innovation-oriented organizational culture places importance on the organization's adaptability and flexibility in the external environment, so companies need to establish an innovation-oriented organizational culture favorable to achieving survival and successful innovation, and to develop and disseminate programs of positive and continuous organizations to improve task enthusiasm, reduce task stress, and enhance organizational performance. In the future, it will be necessary to verify the effectiveness of various organizational culture types through comparative analysis with companies that actively maintain an innovation-oriented organizational culture (Google, Kakao, etc.) and companies that prefer hierarchy-oriented organizational culture, relationship-oriented organizational culture, and market-oriented organizational culture.

Moderation of Meaningful Work on the Relationship of Supervisor Support and Coworker Support with Work Engagement

  • Purpose - The aim of this article is to outline the concept of work engagement and the importance of job resources including supervisor support and coworker support pertaining to work engagement. Research Design, Data, and Methodology - The article discusses the concept of work engagement and what empirical evidences suggest about its relationship with job resources including supervisor and coworker support. Result - Critical review of the literature has indicated towards strengths and pitfalls of social support resources including supervisor and coworker at work, particularly with regards to work engagement thus, requiring further empirical attention. Accordingly, the article has also indicated towards the critical significance of meaningful work for fostering employee well-being at work. Conclusions - The article has highlighted noteworthy empirical gaps in the body of knowledge concerning to job resources including supervisor support and coworker support and their relationship with work engagement. The article has also underlined the lack of research and potential of 'meaningful work' towards enhancing work engagement as well as, acting as a moderator between supervisor support, coworker support and work engagement relationship.

근로청소년의 직무열의에 관한 성별 차이 분석 (Analysis of Gender Differences in Job Engagement among Working Adolescents)

  • 본 연구는 근로청소년을 대상으로 일반적 특성, 업무과잉, 일생활 균형, 직무열의 정도를 파악하고 직무열의에 미치는 영향을 성별로 구분하여 알아보고자 하였다. 제5차 근로환경조사에 응답한 만 24세 이하 1,772명을 연구 대상으로 하였다. 일반적 특성, 업무과잉, 일생활 균형, 직무열의 정도는 기술통계, t-검정, ANOVA를 이용하였으며, 직무열의에 영향을 미치는 요인을 확인하기 위해 다중 회귀분석을 시행하였다. 연구 결과, 남성의 경우 전문직, 자영업, 주 41-52시간 근무, 고용차별을 경험한 적이 없는 경우 직무열의는 높았다. 여성의 경우 만 19세 이하, 대졸 이상, 전문직, 임시근로, 주 41-52시간 근무, 성차별, 고용차별을 경험한 적이 없는 경우 직무열의는 높았다. 또한, 남녀 모두 업무과잉이 적고 일생활 균형 상태일수록 직무열의는 높았다. 본 연구는 우리나라 근로자의 대표성을 지니는 근로환경조사를 이용한 근로청소년의 직무열의 연구라는 점에서 의의가 있겠으나, 학업 여부나 군 복무 등 구체적인 상황을 고려하지 못한 한계를 지닌다. 본 연구를 통하여 근로청소년을 이해하고 직무열의 향상을 위한 교육 프로그램 개발에 기초자료로 사용될 수 있을 것이다.

보육교사의 직무소명의식과 직무행동 간 영향관계에서 직무태도의 매개효과 분석 (The Effects of Job Vocational Calling on Job Behavior and Mediating Effect of Job Attitude of Child Care Teachers)

  • 본 연구는 최근 사회적 의미가 크게 부각되고 있는 보육정책을 제일선에서 담당하는 어린이집 보육교사의 직무관리에 관한 유의한 정보를 취득하고자 수행되었다. 특히 직무와 관련하여 특정한 사고나 의식이 태도를 구축하고 태도가 근원이 되어 행동이 이루어진다는 인과관계를 염두에 두고 연구를 기획하였다. 이에 본 연구는 어린이집 보육교사의 직무소명의식과 직무열의 직무소진 등 직무태도, 창의적 행동 적극적 행동 윤리적 행동 등 직무행동을 변수로 선정하여 분석을 실시하였다. 분석은 209명의 보육교사가 응답한 구조화된 설문지 내용을 기반으로 실시되었으며, t-검정과 일원분산분석, 위계적 회귀분석을 통해 분석결과를 도출하였다. 분석결과, 통계적으로 유의한 수준에서 보육교사들은 근무시간이 초과될수록 직무소진이 심해졌으며, 직무소명의식은 직무태도 중 직무열의만, 직무행동 중 창의적 행동과 적극적 행동만 의미 있는 영향력을 미치는 것으로 파악되었다. 또한 직무열의만이 직무소명의식과 적극적 행동 사이에서 매개요인으로 작용함이 확인되었다.

직무자율성이 혁신행동에 미치는 영향 -직무열의의 매개효과를 중심으로- (The effects of Job Autonomy on Innovative Behavior: Mediating Effect of Job Engagement)

  • 공기업에서 혁신행동을 유발하는 요인에 관한 선행연구가 부족하다는 문제에서 출발하여 직무자율성을 혁신행동에 영향을 미치는 변수로 가설을 설정하고 실증적 분석결과로 부터 정책적 시사점을 도출하고자 연구가 수행되었다. 공공조직의 구성원의 혁신행동에 관한 이론이 잘 정립되지 못해 일반 조직행태 분야 선행연구에서 주로 사용하는 직무자율성, 직무열의 등의 변수들이 공공조직의 혁신행동에도 영향을 미칠 것으로 가정하고 연구를 기획하였다. 구조방정식 모형을 통해 가설 검증이 이루어졌고 분석결과 직무자율성인식과 혁신행동의 관계에서 직무열의가 부분적 매개변수로 작용함이 나타났다. 직무열의가 직무자율성인식과 혁신행동의 관계에서 매개적 역할을 한다는 것은 행동의 준비상태인 태도를 구성하는 인지적, 감정적, 행동적 요소에 대한 경험적 분석을 통한 확인이라는 점에서 이론적 기여가 있다. 실무적 차원에서는 공기업에서도 직무자율성을 높이는 것을 통해 적극적이고 진취적인 태도를 불러일으키고 혁신행동을 격려하는 수단으로 활용할 수 있음을 의미한다. 성과관리와 같은 제도적 수단과 함께 업무계획의 수립, 업무수행방법의 선택 등에 관한 결정을 할 수 있는 자율성을 보장해줌으로써 직무수행과정에서 열정을 느끼고 궁극적으로 혁신행동을 유발할 수 있게 됨을 의미한다고 하겠다.

부산 일부지역 학교 급식 조리원의 직무만족도에 영향을 미치는 요인 (A Study on the Factors Influencing Job Satisfactions of School Foodservice Employees in Busan Area)

  • The purpose of this study was to provide basic information to school foodservice employees so that they can meet their professional responsibilities by understanding the relationship of job burnout, job engagement, job stress and level of job satisfaction and analyze the influence between these factors according to the general characteristics of the employees. The subjects included employees at 426 school foodservices in Busan. The mean job engagement was significantly different in the reason that cooks chose this profession(p<0.05), and readiness to quit(p<0.001). The mean job stress was significantly different in different age groups(p<0.01), cooking certification(p<0.01), reason that cooks chose this profession(p<0.01), and readiness to quit(p<0.05). The mean job stress was significantly different in the reason cooks chose this profession(p<0.01), and readiness to quit(p<0.05). In terms of the level of satisfaction of coworkers, the subfactor of job burnout, 'self-confidence' and 'achievement' had positive influences (p<0.01) and for the level of satisfaction of the work, it had positive influences on 'achievement'(p<0.01) and negative influences on 'exhaustion' (p<0.01). In terms of the level of satisfaction of co-workers and work, the subfactor of job engagement, 'absorption' had positive influences(p<0.01). Among the level of job satisfaction, for the level of satisfaction of pay, the subfactor of job stress, 'unstable job' had negative influences(p<0.01) and 'role conflict' had positive influences(p<0.05). For the level of satisfaction of co-workers, the subfactor of job stress, 'role conflict' had negative influences(p<0.01), and for the level of satisfaction of work, 'inappropriate circumstance' and 'unstable job' had negative influences (p<0.01).

항공사 객실승무원의 완벽주의 성향이 심리적 소진, 직무열의 및 이직의도에 미치는 영향 (A Study on the Effects of Perfectionism on the Psychological Burnouts, Job Engagement and Turnover Intentions for Flight Attendants)

  • The purpose of this study is to identify the structural causal relationship among the psychological burnouts, job engagement and turnover intentions influenced by perfectionism of flight attendants to reestablish concepts by approaching their psychological difficulties and establish strategies for effective human resource management for airlines. The period of data collection was from August 1st to September 1st, 2019 by using online and offline surveys. A total of 208 answered surveys were used for analysis. The major results of this study showed that first, the perfectionism of flight attendants had an effect on psychological burn-outs, supporting Hypothesis 1. Second, the psychological burnout of flight attendants showed to have a negative (-) meaningful effect on their job engagement. Third, the psychological burnout of flight attendants showed to have a positive (+) meaningful effect on their turn-over intentions. Lastly, the job engagement of flight attendants had a negative (-) effect on their turnover intentions.

Communication Strategies of Online-Based Leadership and Members' Work Engagement and Job Burnout

  • Work engagement and job burnout are crucial problems in Korea, particularly in the business environment, and they also indicate people's motivation. Online-based teams in e-business also have these issues. Especially the role of the leader in this new type of teams is more crucial for members' motivation, behavior, and performance. Contingency leadership theories posit that different situations need different traits or behaviors of a leader. For an online-based team, which is internet-based team in e-business, a leader should use specific communication strategies to enhance a team's performance and members' motivation. In an online-based team and an offline-based team, the ways in which leaders motivate members will be different. This paper suggests particular communicative strategies for leaders of online situations. Online-based team members communicate using mobile phones or IT tools, and leaders mayinfluences members in virtual meetings. Moreover, online-based leadership needs to be more entrepreneurial and risk encouraging, and less conservative than offline-based leadership. In addition, online-based leadership should be energetic, decisive, adaptable, and inspiring, and furtherutilize communication tools such as being more gregarious/talkative, assertiveness, linguistic diversity and affect. This paper explains the roles of communicative elements such as coordination, expression, direction-giving/uncertainty reduction, empathy, meaning-making, satisfaction, and competence to decrease job burnout and to increase work engagement. The purpose of this study is to suggest communication strategies' differentiated influences on work engagement and job burnout in an online-based team.
