한국 근로자의 업무관련성 스트레스와 위험요인 (Work-related Stress and Risk Factors among Korean Employees)

  • Purpose: Work-related stress and risk factors among Korean employees were identified in this study. Methods: Data were obtained from employees aged 20 to 64 using the Korean Working Conditions Survey 2006 (KWCS). Multiple logistic regression analysis using SAS version 9.1 was performed to examine risk factors of work-related stress by gender. Results: The age-adjusted prevalence of work-related stress among male and female employees was 18.4% and 15.1% respectively. After adjustments for multiple variables among both male and female employees, there was a significant relationship between work-related stress and risk factors including education, company size, work time, ergonomic risks, biological chemical risks, and job demands. The significant variables for male employees were housework load, occupational class, and shift work, and for female employees, type of employment. Conclusion: There is a need to develop and support intensive stress management programs nationally giving consideration to work-related stress associated with working time, physical working environment, and job demands. Based on gender specific approaches, for male employes, stress management programs should be developed with consideration being given to occupational class and shift work. For stress management programs for female employees, consideration needs to be given to permanent employment status, specifically those in small companies.

  • 최근 몇 년 동안 중국 은행 산업의 직원 이직 의도는 내부 및 외부 환경 압력으로 인해 급증하고 있으며, 이는 다른 부문에서 발생하는 이직률을 능가하고 있다. 이러한 증가 추세로 인해 직원 이직률 감소가 은행의 지속적인 발전에 있어 중요한 우선순위가 되었다. 전통적인 리더십 스타일은 이 문제를 해결하는 데 충분하지 않으며, 더 효과적인 관리 접근 방식으로의 전환이 필요하다. 본 연구는 직원의 필요를 우선시하고, 그들의 발전을 지원하며, 잠재력을 실현하도록 동기를 부여하는 관리 스타일인 서번트 리더십이 이직 의도를 완화하는 데 잠재력이 있는지를 탐구한다. 연구는 중국 은행 부문의 직원을 대상으로 서번트 리더십 관리 접근 방식이 이직 의도에 미치는 영향을 조사했다. 잡 크래프팅은 매개 변수로 조사되며, 스트레스 마인드셋은 조절 변수로 평가되었다. 62개 팀에서 62명의 리더와 339명의 직원을 포함한 401개의 유효한 설문지를 통해 데이터를 수집했다. 가설은 SPSS 26.0 및 HLM 6.0을 사용하여 검증되었다. 연구 결과는 다음과 같다: (1) 서번트 리더십은 이직 의도를 크게 줄인다; (2) 잡 크래프팅은 서번트 리더십과 이직 의도 간의 관계를 매개한다; (3) 스트레스 마인드셋은 직무 조정이 이직 의도에 미치는 영향을 긍정적으로 조절한다. 이 연구는 서번트 리더십과 이직 의도 간의 관계를 뒷받침하는 실증적 증거를 제공한다. 연구 결과는 직원 관리 관행을 향상시키는 방법에 대한 귀중한 통찰력을 제공한다. 또한, 은행 부문에 서번트 리더십을 통합하는 것의 이론적 및 실용적 함의를 논의하고, 연구의 한계점을 강조하며, 향후 연구 방향을 제안한다.

간호조직의 내부마케팅, 직무스트레스, 조직몰입, 이직의도 간의 관계 (Internal Marketing, Job Stress, Organizational Commitment and Turnover Intention in Nursing Organization)

  • Purpose: The purpose of the study was to identify the relationship among internal marketing, job stress, organizational commitment, and turnover intention in nursing organizations in Korea. Methods: One hundred eighty six nurses recruited from 6 general hospitals in South Korea. The data were collected by self-reporting questionnaires and analysed by the SPSS WIN 11.0 program using descriptive statistics, Pearson's correlation coefficients and stepwise multiple regression. Results: Nurses participated in the study reported medium levels of perceived internal marketing, job stress, organizational commitment, and turnover intention. Perceived internal marketing had significant negative correlation with job stress and turnover intention and significant positive correlation with organizational commitment. Employee's management philosophy was a significant predictor of job stress along with characteristics of hospital, and nurse's educational level ($R^2=$ .18). Working environment was a significant predictor of organizational commitment along with monthly income and job stress ($R^2=$ .31). Promotional strategies and communication style in the organization were significant predictors of turnover intention along with organizational commitment and job stress ($R^2=$ .31). Conclusions: This study suggest that future intervention study enhancing internal marketing would lead the positive changes in job stress, organizational commitment, and turnover intention.

유통환경에서의 고객 부정행동 고찰: 유통업체 종업원 관점 (Customer Misbehavior in Retail Settings: The Retail Employee Perspective)

  • This study examined customer misbehaviors in retail settings by identifying behavioral patterns and exploring behavioral backgrounds and consequences from the employee's perspectives. Qualitative data were collected from an individual interview method, and 222 interviews were analyzed. Customer misbehavior was categorized into unethical returns, problem behaviors in service encounters, unreasonable demands, shoplifting/fraud, ill-mannered behaviors, and selfish behaviors. Behavioral backgrounds included dissatisfaction, unreasonable expectations, actively benefiting of service failures, taking advantage of service standards, illegitimate complaints, monetary gains, transferring responsibility, and demanding special treatment. Employees experienced stress facing misbehaving customers with no other choice except to accept misbehaviors and learned misbehaviors as customers themselves. The study further discusses the implications.

가족기업의 성공 관련 요인 분석 (An Analysis on the Factors related to the Family Business Performance)

  • The purpose of this study was to analyze which factor, influenced the business and family performance success. Data were obtained from 248 family households. Proxy variable of the business performance was gross business income and of the family performance was the Family AFGAR scores. The multiple regression analysis was conducted for both the business performance equation and family performance equation. The main results of this study were as followings: The results indicated the effects of various business and family characteristics on performance and their contributions to the business and family performance model. Nine explanatory variables such as sex, being home-based, number of hours worked per week, number of family employee, number of nonfamily employee, total asset, the presence of young child under 6, nonbusiness income, and role conflicts were statistically significant in the business performance equation and three explanatory variables such as the hours worked per week, family stress scores, and role conflicts were statistically significant in the family performance equation. The results indicated the need for a more comprehensive view of family business performance.

Quality-Sustainable Way to Business Excellence

  • Quality is distinguished from the other important management indicators, cost and profitability, by the features of its far longer history and of common concern to both manufacturer and customer. We may say from this that quality has a far more human aspect than either cost or profitability. We stress the importance of establishing “quality culture.” But we do not commonly use the terms of “cost culture” or “productivity culture.”In addition, we know from our experiences that improving quality by creative methods can lead to lower cost and higher productivity, although the converse is not necessarily true. In the Maslow's hierarchy of human needs, it is known that the character of human needs changes from extrinsic and material ones at lower levels to intrinsic and mental or spiritual ones at higher levels. We know from our experience that employee satisfaction is closely linked with quality, which is of more human nature and can further be deployed into the detailed elements of quality. The leaders and managers should positively display leadership and respond to the efforts of the subordinates. Without these managerial leadership and efforts, it is almost impossible to provide essential and true customer satisfaction. They are the indispensable elements for business excellence.

일대기업 근로자의 자아존중감, 감성지능, 마음챙김이 스트레스 반응에 미치는 효과 (Relationships between Self-Esteem, Emotional Intelligence, and Mindfulness of Employees in Large Corporations)

  • Purpose: This study aimed to identify influencing factors on the stress of employees in large corporations by examining relationships between self-esteem, emotional intelligence, and mindfulness. Methods: A hundred and sixty four employees from large corporations completed self-reporting questionnaires during November and December, 2019. The collected data were analyzed with SPSS/WIN 22.0 using descriptive statistics, the t-test, ANOVA, correlation, and multiple regression analysis. Results: The scores were 2.96±0.40 for "self-esteem", 3.56±0.61 for "emotional intelligence", 4.01±0.04 for "mindfulness", and 2.21±0.79 for "stress response". A regression analysis identifying factors affecting the stress response of employees in large corporations showed that "mindfulness" was the most significant factor (β=-.58, p<.001), followed by "emotional intelligence" (β=-.21, p=.005) and "self-esteem" (β=-.16, p=.009). The explanatory power of these variables for the stress response of employees in large corporations was 48%. Conclusion: Our findings suggest that self-esteem, emotional intelligence, and mindfulness are significantly related to employees' stress response in large corporations. Therefore, stress response management programs should be developed to improve self-esteem, emotional intelligence, and mindfulness.

순환 근무와 오픈 주방 시스템이 직무 만족과 직무 스트레스에 미치는 영향 (The Effect of Shift Work and the Open Kitchen System on Job Satisfaction and Job Stress)

  • The purpose of this study is to provide the developmental basic data of a change in shift work types by making a self-administered survey of the effect of commitment by shift work and the open kitchen system on job satisfaction and job stress, and mutual relation between variables on 287 cooks in luxury hotels. Analysis showed that the operation of the shift work system was effective in reducing the internal stress of the cooks, their external stress, or their self-uncertainty on the job, and the business by the open kitchen system was effective in raising self-esteem. In addition, job commitment by shift work and the open kitchen system were effective in promoting the job satisfaction of employees, interpersonal relations, promotion, benefits and wages. Consequently, the decrease of external and internal stress or self-uncertainty and the improvement of job satisfaction can be connected with the increase of productivity or cost reduction. Therefore, the open kitchen system should be properly applied to the shift work system, along with sanitation, safety and the periodic checkup of kitchen.

역할스트레스와 개인 창의성 간의 관계에 대한 실증연구: 창의적 자아효능감과 자기주도성의 매개역할 (An Empirical Study on the Relationship between Role Stress and Personal Creativity: The Mediating Roles of Creative Self-Efficacy and Personal Initiative)

  • Personal creativity is critically important for organizations seeking to survive and thrive in today's highly turbulent business environments. Organizations must effectively identify and mobilize the creative resources of their members. When organizational members perceive a work environment that restricts or fails to encourage individual creative expression, a gap may exist between the level of individual creative potential and the actual amount of individual creativity practiced within the organization. In this situation, this paper will examine the impact of role conflict, role ambiguity, creative self-efficacy, and personal initiative on personal creativity. Creative self-efficacy is the subjective belief in one's personal ability to be creative, that is, a personal assessment of one's own creative potential. A strong internal belief in one's ability to successfully engage in creative behaviors is generally considered an important part of the creative process. Personal Initiative refers to behaviors, mainly directed toward work and organizational issues, that are characterized by the following aspects: self-starting, proactive, and persistent in overcoming barriers. Creativity-related creative self-efficacy and personal initiative are critical components to understand motivation that coordinates the relationship between perception and behavior of individual employees. Based on role theory, researchers have focused on role conflict and role ambiguity as the two key ingredients of role stress. Role ambiguity is defined as an evaluation about the lack of salient information needed to perform a role effectively. Role conflict results from two or more sets of incompatible demands involving work-related issues. Employees are usually pursued work-roles more than one in work-focused organization. Too many work-roles and perceived uncertainties at employee's work can be obstacles to personal creativity. In an analysis of results, while role conflict is not negatively related significantly to creative self-efficacy, role ambiguity is negatively related significantly to creative self-efficacy. While role conflict is significantly related to personal creativity, role ambiguity is negatively related significantly to personal creativity. Creative self-efficacy mediates the relationship among role conflict, role ambiguity, and employee creativity. Personal initiative mediates the relationship between creative self-efficacy and employee creativity. This paper shows that creative self-efficacy and personal initiative are the driving force behind personal creativity. Organizations can get some implications of creative-related role conflict and role ambiguity that employees have experienced. As a result, organizations must not only encourage creativity of employees by greater involvement but also encourage their input towards their-focused own works and tasks. And employees should be developed to pace with the organizational needs and development. Management must enable employees to think of new ideas and practices that promotes personal creativity.

IT 종사자의 테크노스트레스가 직무소진에 미치는 영향: 스트레스 대처의 매개효과를 중심으로 (The Effect of IT Employee's Technostress on Job Burnout: Coping Strategies as a Mediator)

  • 디지털 전환 패러다임 속에 기업 내 IT 인력은 조직에 신기술 도입을 주도하고, 기술 축적, 개발 및 관리 등 IT 자산을 운용하는 핵심적 역할을 담당하고 있다. 하지만, 상대적으로 직무수명이 짧고 높은 이직률로 인해 기업들은 여전히 IT 인력의 부족이나 이직으로 인한 문제를 겪고 있다. 본 연구에서는 IT 종사자를 대상으로 테크노스트레스, 스트레스 대처 및 직무소진과의 관계를 파악하고자 한다. 이를 통해, IT 종사자에게 동기를 부여하고 업무 효율성을 높이기 위한 접근 전략을 제시하고자 하였다. 이를 위해 국내 IT 종사자를 318명을 대상으로 주요 변인 간 관계를 분석하였으며, 주요 분석결과를 제시하면 다음과 같다. 첫째, 테크노스트레스가 스트레스 대처에 미치는 영향 관계에서는 기술불확실성, 기술불안감이 문제 중심적 대처에 통계적으로 유의한 정(+)의 영향을 미치는 것으로 나타났다. 또한 테크노스트레스가 감정 중심적 대처에 미치는 관계에서는 기술복잡성, 기술불확신성, 기술불안감이 감정 중심적 대처에 모두 유의한 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 스트레스 대처와 직무소진과의 관계에서는 문제 중심적 대처는 직무소진에 유의한 영향 관계는 나타나지 않았지만, 감정 중심적 대처는 직무소진에 정(+)의 관계가 나타났다. 마지막으로 테크노스트레스가 직무소진에 미치는 관계에서는 기술불확실성, 기술침해가 직무소진에 통계적으로 유의한 정(+)의 영향관계가 나타났다. 또한 스트레스 대처를 매개하는 간접경로 분석결과에서는 기술과부하와 기술복잡성은 감정 중심적 대처를 통해 직무소진에 간접효과를 미치는 것으로 나타났다. 이러한 연구결과는 디지털 전환 패러다임 속에서 IT자산의 효율적 운용과 경쟁력 강화의 핵심적 역할을 담당하는 IT 종사자에게 동기를 부여하고 업무효율성을 높이기 위한 조직차원의 전략적 접근 방향에 하나의 근거자료를 제시할 수 있을 것으로 기대한다.
