간호사가 인지한 서번트 리더십, 의사소통능력과 감정노동의 관계 (Correlations among Emotional Labor, Servant Leadership, and Communication Competence in Hospital Nurses)

  • Purpose: The purpose of this study was to identify correlations among emotional labor, servant leadership, and communication competence in hospital nurses. Methods: A self-administrated survey was conducted with a convenient sample of 210 nurses, using a structured questionnaire. The data were analyzed by descriptive statistics, t-test, ANOVA, and Pearson's correlation coefficient using SPSS/WIN 20.0 program. Results: The mean emotional labor score was $3.4{\pm}0.60$. There was very strong and negative correlation between emotional labor and servant leadership (r=-.896, p<.001). Communication competence was positively correlated with servant leadership (r=.298, p<.001) and moderately and negatively correlated with both frequency of emotional labor (r=-.166, p=.016) and the degree of attention to emotional expression (r=-.143, p=.039). Conclusion: As a strategy to reduce emotional labor of hospital nurses, the findings suggest training programs for nurses to enhance servant leadership and communication competence.

방사선사의 감정노동이 이직의도 및 직무 만족도에 미치는 영향 (Effect of Radiographer Emotional Labor on Turnover Intention and Job Satisfaction)

  • Objectives: Radiologists are the service worker with emotional labor who works within a relatively small space of the hospital, dealing with multiple patients. The purposes of this study were to search the turnover intention and job satisfaction through the work of emotional labor of radiologists. Methods: A questionnaire survey was conducted on 109 radiologists working at university hospitals, general hospitals, clinics and other facilities across the domestic. The regions were aggregated according to Quality Function Deployment (QFD) method, which was applied in proportion to the population distribution. A questionnaire was composed of 26 questions which were used in Korean Emotional Laboratory Scale (K-ELS). Results: The overall emotional labor score was $48.3{\pm}15.8$. The most pressing requirement of radiologists to improve emotional labor was the topic about the exchange of colleagues ($75.8{\pm}15.6$ score, ${\beta}=0.78$, p<0.001). Conclusions: In order to resolve the emotional labor of radiologists, it could be necessary to have a meeting through training and workshops where the exchange of colleagues can take place.

요양보호사의 폭력 경험, 감정노동이 우울에 미치는 영향 (The Influence of Workplace Violence Experience and Emotional Labor on Depression among Caregivers)

  • Purpose: This study aimed to identify the influence of workplace violence experience and emotional labor on depression among caregivers. Methods: Data were collected from 227 caregivers working in long-term care institutions from August 20 to October 31, 2021. Workplace violence experience, emotional labor, and depression were measured using developed structured questionnaires. The data were analyzed using descriptive statistics, t-test, ANOVA, pearson's correlation analysis, and multiple regression analysis. Results: Among the participants, 14.5% complained of minor or severe depression. There was a significant difference in the degree of depression depending on whether caregivers experienced unfair situations from the organizations they belonged to. Emotional labor was identified as a major factor influencing depression by regression analysis. Conclusion: A campaign to improve social awareness to prevent caregivers' emotional labor experience leading to depression should be strengthened. Furthermore, it is necessary to develop an emotional capacity building intervention program to effectively cope with caregivers' emotional labor and depression.

응급실 간호사의 감정노동과 감성리더십, 소진의 관계 -직원중심 감정노동과 직무중심 감정노동 비교- (Relationship among Emotional Labor, Emotional Leadership and Burnout in Emergency Room Nurses - Comparison of employee-focused emotional labor and job-focused emotional labor -)

  • 본 연구는 응급실 간호사가 경험하는 감정노동을 직원중심 감정노동과 직무중심 감정노동으로 구분하여 감성리더십과 소진의 관계를 파악하기 위해 시도된 서술적 조사연구이다. 연구대상은 종합병원에서 근무하며 연구참여에 동의한 총 168명의 응급실 간호사이다. 자료는 직원중심 감정노동, 직무중심 감정노동, 감성리더십 및 소진을 구조화된 설문지를 이용하여 조사하였으며 수집된 자료는 실수와 백분율, 평균과 표준편차, t-test, ANOVA, 및 Pearson 상관계수로 분석하였다. 연구결과에서 응급실 간호사의 직원중심 감정노동은 표면행위 평균 3.51점, 진심행위 3.26점이었고, 직무중심 감정노동은 감정표현 빈도 평균 3.73점, 감정표현 지속시간 3.36점, 감정표현 다양성 3.46점이었다. 감성리더십 평균은 3.57점이었고, 소진 중 정서적 소모의 평균은 4.59점, 비인격화 4.13점, 개인성취감 감소 3.60점이었다. 직무중심 감정노동 점수가 직원중심 감정노동 점수보다 높았으며, 직원중심 감정노동 중 표면행위를, 직무중심 감정노동에서는 감정표현 빈도를 가장 많이 수행하였다. 직원중심 감정노동과 소진과의 관계에서 표면행위는 정서적 고갈(r=.27, p<.001)과 비인격화(r=.40, p<.001)에 유의한 양의 상관관계를, 진심행위는 개인 성취감 감소(r=-.36, p<.001)와 음의 상관관계가 있었다. 직무중심 감정노동 중 감정표현 빈도(r=.21, p=.005), 지속시간(r=.16, p=.037), 다양성(r=.15, p=.046) 모두 정서적 고갈과 양의 상관관계가 있었으며, 감정표현 지속시간은 비인격화(r=.30, p<.001)와 양의 상관관계를, 감성리더십은 표면행위(r=.18, p=.020), 진심행위(r=.33, p<.001), 그리고 감정표현 지속시간(r=.23, p=.003)과 양의 상관관계를 보였다. 본 연구결과를 근거로 하여 응급실 간호사의 감정노동 및 소진을 효과적으로 관리할 수 있는 전략 개발 노력이 필요하리라 생각된다.

Mediating Effects of Burnout in the Association Between Emotional Labor and Turnover Intention in Korean Clinical Nurses

  • Background: The current lack of the number of nurses and high nurse turnover rate leads to major problems for the health-care system in terms of cost, patient care ability, and quality of care. Theoretically, burnout may help link emotional labor with turnover intention. The purpose of this study was to investigate the mediating effect of burnout in the association between emotional labor and turnover intention in Korean clinical nurses. Methods: Using data collected from a sample of 606 nurses from six Korean hospitals, we conducted a multiple regression analysis to determine the relationships among clinical nurses' emotional labor, burnout, and turnover intention, looking at burnout as a mediator. Results: The results fully and partially support the mediating role of burnout in the relationship between the subfactors of emotional labor and turnover intention. In particular, burnout partially mediated the relationship between emotional disharmony and hurt, organizational surveillance and monitoring, and lack of a supportive and protective system in the organization. In addition, we found that burnout has a significant full mediation effect on the relationship between overload and conflicts in customer service and turnover intention. Although the mediating effect of burnout was significantly associated with the demands and regulation of emotions, no significant effects on turnover intention were found. Conclusion: To reduce nurses' turnover, we recommend developing strategies that target both burnout and emotional labor, given that burnout fully and partially mediated the effects of emotional labor on turnover intention, and emotional labor was directly associated with turnover intention.

치과위생사의 감정노동이 직무만족과 이직의도에 미치는 영향 (The Effect of Emotional Labor on Job Satisfaction and Turnover Intention of Dental Hygienists)

  • Purpose : This study examines dental hygienists' emotional labor, job satisfaction, and turnover intention and defines how this emotional labor affects job satisfaction and turnover intention in hospitals. Methods : Among the dental hygienists currently working for the dental department in hospitals and clinics located in Busan, South Korea, 216 dental hygienists who understood the purpose of this research and agreed to participate were instructed to answer a self-administered questionnaire from April 1 to April 30, 2019. A statistical analysis was subsequently conducted on the responses using the SPSS Win 23.0 program. Results : Emotional labor and job satisfaction showed a negative relationship; thus, as emotional labor was low, job satisfaction was high. Moreover, emotional labor and turnover intention were found to be positively correlated, while job satisfaction and turnover intention were shown to be negatively related (p<0.01). Conclusion : The present study demonstrated that the emotional labor of dental hygienists affects job satisfaction and turnover intention. The results suggests that through systematic organization and human resource management, hospitals should design and implement in practice programs to increase dental hygienists' job satisfaction. In addition, these hospitals should secure compensation systems that are motivating enough to enhance the severe emotional labor of dental hygienists to decrease turnover intention. As another method to lower turnover intention, dental hygienists may attempt to resolve emotional disharmony with their own problem-solving methods; however, it is necessary to develop and support organizational culture for the improvement of their working environment.

디지털시대 세무대리인의 정서노동과 직무스트레스가 직무탈진에 미치는 영향 (The Impact of Emotional Labor and Job Stress on the Job Burnout in the Digital Era : Focusing on Staff Accountants)

  • 본 연구는 디지털시대의 융복합연구로 세무대리인의 정서노동과 직무스트레스, 직무탈진간의 관계에 대하여 살펴보았다. 실증분석에 활용된 도구는 SPSS 21.0과 AMOS 21.0 프로그램이며, 직무스트레스의 매개효과에 대한 강건성을 분석하고자 Sobel 검정을 시도하였다. 본 연구의 주요결과는 다음과 같다. 첫째, 정서적 표현빈도는 직무스트레스에 유의한 부(-)의 영향이 있으며, 정서다양성은 직무스트레스에 유의하게 정(+)의 영향을 미치는 것으로 나타났다. 그러나 정서부조화는 직무스트레스에 유의한 영향을 미치지 않는 것으로 나타났다. 둘째, 정서노동과 직무탈진의 관계가 유의하지 않은 것으로 나타났다. 셋째, 정서노동과 직무탈진 관계에서 직무스트레스의 매개효과가 규명되었다. 그리고 정서적 표현빈도와 직무탈진, 정서다양성과 직무탈진 관계에서 직무스트레스는 완전 매개효과를 지닌 것으로 확인되었다. 그러나 정서부조화와 직무탈진의 관계에서 직무스트레스의 매개효과는 발견되지 않았다. 이러한 결과는 세무대리인의 직무탈진은 정서노동보다는 직무스트레스에서 비롯된 것임을 지지하며, 세무대리인에게 있어서 직무스트레스의 관리가 중요하다는 점을 시사하는 증거가 된다.

조직문화와 정서노동과의 관계: 사회적 지지의 매개효과 (The Relationship between Organizational Culture and Emotional Labor: The Mediating Effect of Social Support)

  • The purpose of this study is to investigate the relationship between organizational culture(constructive and defensive culture) and emotional labor along with the social supports (supervisor support, colleague support). Using data obtained from a survey of 419 flight attendants of a major airline company in south Korea. The results are as follows: Organizational culture had a significant effect on emotional labor. At this point, colleague support mediated the relationship between constructive culture and emotional labor. In addition, supervisor support and colleague support had a mediating role between defensive culture and emotional labor. This result concludes that flight attendants positively accept the essential manuals and safety regulations in the special working condition with a unified team service. Furthermore, the results show that social supports are an important job resource for flight attendants helping them reach their work-related goals.

  • 본 논문은 고객과 직접적인 대면을 하지 않고 정보통신(전화)을 이용하여 감정노동을 수행하는 항공사 콜센터 상담원들의 감정노동의 결과로 표출되는 소진(Burnout)과 이직의도에 영향을 주는 요인을 연구하였다. 연구결과, 감정노동은 소진에 유의한 영향을 미치고 소진이 직무만족을 저해시켜 결국 이직의도를 높이는 것으로 나타나 이직율이 높은 콜센터 운영에서 관리하여야 할 중요한 요소라는 것을 실증분석 하였고 콜센터 운영에 있어서 감정노동이 상담원의 관리에 중요하다는 것을 제시하였다.

  • Purpose: The purpose of this study was to investigate the role of Self-efficacy and Social Support in the emotional labor among hospital nurses. Method: Data was collected from 389 nurses in 3 general hospitals by means of structured questionnaires. Data was analyzed with descriptive statistics, Pearson's correlation coefficient and hierarchial multiple regression using the SPSS 14.0 program. Result: (a) self-efficacy of hospital nurses had no significant moderating and mediating effects between emotional labor and burn out, turn over intention. (b) Social support of hospital nurses had significant mediating effects between emotional labor and burn out, turn over intention. However, social support did not show moderating effects. Conclusion: Social support was a more important predictor of emotional labor than self-efficacy of hospital nurses. This finding suggests the importance of social support to increase hospital nurses psychological well-being and development of organization.
